''Att knuffa i rätt riktning'' : Ledarskapets betydelse för den upplevda arbetsmotivationen

Den kvalitativa studiens syfte var att undersöka ledarskapets betydelse för arbetsmotivationen. Tio semistrukturerade intervjuer genomfördes. Dessa analyserades genom en induktiv tematisk analys som resulterade i fyra huvudteman. Arbetets motivationsfaktorer, med de tillhörande underteman syftet med arbetet, frihet, utveckling och utmaning, samt lönens betydelse. Organisationsledarskap, handlade om att ha insyn och riktning, samt styrning. Chefsegenskaper beskrevs utifrån två underteman närvaro och stöd, samt tillit. Motiverande arbetsbeteende om medarbetares identifikation med organisationen. Resultaten går i linje med tidigare forskning och visar sammantaget att olika ledarskapsbeteenden upplevs influera medarbetarnas arbetsmotivation. Inre- och yttre motivationsfaktorer, samt olika ledarskapsegenskaper upplevdes också vara en väsentlig del av arbetsmotivationen. / The purpose of the qualitative study was to examine the importance of leadership for work-motivation. Ten semi-structured interviews were conducted. These were analyzed through an inductive thematic analysis which resulted in four main themes. The factors of work motivation, resulted in four sub-themes, the purpose of the work, freedom, development and challenges, as well as the meaning of the salary. Organizational leadership was about having insight, direction and steering. The manager characteristics was described on the basis of two sub-themes which were presence and support, as well as trust. Motivating work behavior and identification with the organization. The results are in line with the previous research and together showed that different leadership behaviors can influence work-motivation. Internal- and external motivation, and various leadership qualities, were also perceived to be an essential part of work-motivation.

Examining the Utility of the HEXACO-PI-R for Predicting Positive and Negative Indicators of Police Officer Performance

Identifying behaviors that are either counterproductive work behaviors (CWBs) or organizational citizenship behaviors (OCBs) may assist law enforcement agencies in selecting and aligning police officers for the various roles asked of them. The 6 dimensions of personality are not currently being used in law enforcement agencies to predict overall job performance of police officers. The purpose of this quantitative study was to examine the extent to which the 6 personality dimensions as measured by the HEXACO Personality Inventory Revised (HEXACO-PI-R) predicted overall indicators (OCB and CWB) of police officer job performance. A sample of 51 police officers from a variety of Canadian police agencies completed a survey that included the HEXACO-PI-R, the Organizational Citizenship Behavior Scale, and the Workplace Deviant Behavior Scale. Findings from Pearson and Spearman correlations and multiple regression models indicated statistically significant relationships between the HEXACO-PI-R and OCB and CWB scores in police officers. Findings may be used to inform the law enforcement community on best practices for utilizing the 6 dimensions of personality to predict indicators of police officers' job performance.

Reconceptualizing Organizational Commitment Using the Theory of Reasoned Action: Testing Antecedents of Multiple Organizational Behaviors

The Three-Component Model of organizational commitment (TCM) by Meyer and Allen (1991, 1997) is widely regarded as the most dominant model in organizational commitment research (Cohen, 2003, 2007). However, recent research by Solinger et al. (2008) questioned the legitimacy of the TCM as a general model of organizational commitment. More specifically, the authors criticized the TCM for grouping affective commitment as an attitude toward target with continuance and normative commitment as attitudes toward behaviors under one general label of attitudinal construct. Based on the Theory of Reasoned Action (TRA; Ajzen & Fishbein, 1980), Solinger et al. (2008) argued that we should consider organizational commitment strictly as an attitude toward the organization (i.e., affective commitment). Based on Eagly and Chaiken's (1993) composite attitude-behavior model, the current study tested the reconceptualization of organizational commitment as a unidimensional construct reflecting employees' attitudes toward the organization (i.e., affective commitment) in predicting several organizational behaviors (i.e., considerate voice, production deviance, and behavioral engagement). In addition, I also investigated whether these organizational behaviors could be better explained by adding different classes of behavioral expectancies (i.e., utilitarian, normative and self-identity expectancies) as antecedents. Finally, I tested the mediating roles of attitude toward behaviors in the relationship between affective commitment and three behavioral expectancies and the three organizational behaviors. A sample of 258 employees in a large-sized organization in China was obtained for this study. The results suggested that none of the hypotheses of the current study was supported by the evidence in the current study. In particular, affective commitment and three classes of behavioral expectancies did not significantly predict their corresponding behaviors. In addition, I also did not find the evidence for the indirect effects from affective commitment and the behavioral expectancies on the behaviors. Several alternative explanations were provided for the results. Among those, the lack of compatibility between affective commitment and the behaviors, the existence of moderators (e.g. national culture), the lack of necessary control to perform the behaviors successfully are key factors that might lead to the current findings. Although none of the hypotheses was supported, I found limited empirical supports for the reconceptualization of organizational commitment strictly as the attitude toward the organization and that organizational behaviors could be better explained by adding appropriate behavioral expectancies to the model (Solinger et al., 2008). Finally, theoretical and practical implications of the current study as well as directions for future research are discussed.

Righting Our Wrongs: Examining the Moderating Effects of Moral Identity on the Relationship Between Counterproductive Work Behavior and Organizational Citizenship Behavior

There is a void that exists within the discretionary behavior literature as it pertains to the counterproductive work behavior (CWB) and organizational citizenship behavior (OCB) relationship, respectively. The present study examined the moderating effects of moral identity on the relationship between CWB and OCB. In addition, exploratory analyses using moral identity sub-dimensions, organizational fairness, and job satisfaction were conducted. The study recruited 254 participants using MTurk. Using moderated multiple regression, a moderating effect for internalization (a moral identity sub-dimension) was revealed for the relationship between the organizational sub-dimensions of CWB and OCB. Other moderation analyses proved to be non-significant. Theoretical and practical implications of results are discussed. Future research should implement a longitudinal design to help determine causality for the moderation finding, as the current study used cross-sectional data. Findings from this study could be used to help fill the CWB to OCB literature void previously mentioned.

A Dual Moderated Mediation Model of Favoritism's Effects on Employee Attitudes, Intentions, and Behavior

Although suspected to be a widespread phenomenon, workplace favoritism is an under-researched area of study. Scholars have queried the effects of perceived favoritism on employee outcomes through only a handful of studies, and the majority of those studies have been conducted at private firms in Middle Eastern countries where tribalism (i.e., loyalty to one's family or social group) is conventional. Further, differences in conceptual definitions of favoritism and subsequent subdimensions have muddied the understanding of what elements are considered essential to each phenomenon. Finally, favoritism research lacks examinations of conditional indirect effects of favoritism on employee outcomes. Therefore, the purpose of this research is three-fold. The first aim is to develop a comprehensive, multidimensional measure of favoritism that will capture essential elements of the phenomenon that are specific to its subdimensions. Additionally, this study aims to increase our understanding of favoritism by examining the its indirect effects on job satisfaction, organizational commitment, counterproductive work behavior, and turnover intention through organizational justice, as well as explore differences in these effects among the supervisor's ingroup/outgroup members and among employees who vary in their perceptions of permeability to their supervisor's ingroup.

本研究探討人格特質、績效考核公平感與反生產行為之間相互關係,透過匿名的問卷,調查342位任職於臺北市及新北市的教職員工。分析結果指出,嚴謹性、友善性、開放性及神經質人格,皆能有效地預測反生產行為。 進一步檢視績效考核公平各構面在人格特質與反生產行為間的調節效果,研究發現分配公平能有效調節。本研究運用結構方式模型測試,分析各公平構面的調節情形,分析結果分配公平具有最佳的調節效果。 建議教育主管機關及人員可透過增進組織之公平相關政策,降低反生產行為之發生。 / The study examined the interrelation of personality characteristics, performance appraisal justice and counterproductive work behavior(CWB). An anonymous questionnaire survey was conducted, with 342 teaching and administrative staffs in Taipei and New Taipei city. Statistical analysis indicated that CWB can be predicted by the following personality characteristics; conscientiousness, agreeableness, openness and neuroticism. Moderation analysis discovered that the association between personality characteristics and CWB is moderated by distributive justice. Structural Equation Modelling was adopted in order to examine the efficacy of the identified moderators, and revealed that distributive justice has the strongest moderating effect. Implications of the findings to organizational management and personnel practitioners are discussed accordingly, including; that the occurrence of CWB could be reduced through the implementation of organizational justice enhancement policies.

The subject of this text is the organizational culture and the work behaviour. The aim of a dissertation was to identify an elements of the organizational culture that support self-reliance and responsibility in the work behaviour. The second aim was to make a proposal of implementation of desirable organizational culture standard. The organizational culture structure was analysed and the culture standards were described accordance with its effects on work behaviour in the theoretical part of the dissertation. The secondary analyse was realised and described in the empirical part. It was analysed five empirical survey realized in years 1998 -- 2008. The objects of this survey always were the organizational culture and the work behaviour. The results of this dissertation is negation of a thesis that the organizational culture supporting the self-reliance and the responsibility of employees exists.
