Work engagement among bus drivers in Zimbabwe : the role of employee well-being, job demands and resources.

This study was carried out in order to gain an understanding of work engagement among bus drivers in Zimbabwe. The study seeks to assess work engagement, job satisfaction, happiness and burnout in terms of relationships, significant differences and lived experiences among bus drivers in Harare (Zimbabwe). Further investigation is done to determine whether job demands and job resources are strong predictors for the relationship between work engagement, happiness, job satisfaction and burnout. Thus findings in this study are significant in that they provide insight into the well-being of bus drivers and its impact on employee work engagement. The study entails a mixed method to research. For the qualitative part of this study semi structured interviews were be used in data collection. Questionnaires are used for the quantitative part of the study. The research instruments were based on the stated objectives as a guide of what to include and leave in the research instrument. For the Questionnaires, the shortened version of the Utrecht Work Engagement Scale (UWES), the Minnesota Satisfaction Questionnaire (MSQ), the Work-related Flow inventory (WOLF), the Oldenburg Burnout Inventory (OLBI) and the Job Demands Resources Scale and is adopted. Results showed practically and statistically significant positive relationships between variables of work engagement, work happiness, job satisfaction and job resources. However, burnout had practically and statistically significant negative relationships, of medium effect, with variables of work engagement, work happiness and job satisfaction. A possible explanation for this is that when employees withdraw mentally as a result of burnout, their work engagement levels will decrease. Job demands and job resources are strong predictors of work engagement, work happiness, job satisfaction and burnout. A possible explanation for the results is the organisational citizenship and commitment among the employees. Results indicated that all the demographic variables (such as different age groups, education level attained, tenure, bus ranks and marital status) had a significant difference with regards to total work engagement, job satisfaction, overall happiness, overall job resources and overall burnout. The bus drivers were engaged, happy and satisfied with their jobs in spite of the stressors. A possible explanation of the results could be the buffering effect job resources had on job demands. The tickets from the police’, peak hours’ and bad weather were sum of the stressors leading to burnout. However, positive attitudes and stress coping strategies led the bus drivers to be happy in spite of the stressors. Themes such as good working environment, socialising at work and supportive co- workers emerged on job resources. A limitation of the present study is its cross-sectional character. However, despite these limitations, the present findings have important implications for both future research and practice. For instance future research should be longitudinal. Furthermore future research efforts should focus on the different aspects of job demands and resources inclusive of rewards, work overload, growth opportunities, social support, organisational support, job security and job advancement. This information is useful because it will allow managers and organisations to adjust jobs, training, and the work environment based on the factors that contribute the most to workplace happiness, job satisfaction and work engagement. Results in this study suggest that recovery from burnout help individuals to cope with job demands and to create new resources. Breeding gains diversity analysis and inheritance studies on soybean (Glycine max (L.) Merrill) germplasm in Zimbabwe.

The soybean programme in Zimbabwe is over seventy years old. However, there is lack of information on breeding gains, genetic diversity, heritability, genetic advance, combining ability, gene action and relationships between grain yield and secondary traits available for breeding. Therefore, the aim of the present study was to characterise the genetic diversity of the available germplasm, determine gene action conditioning grain yield and estimate the breeding gains that have been realised since the inception of the breeding programme. Evaluation of 42 soybean genotypes for genetic diversity conducted during 2010/11 and 2011/12 cropping seasons, using phenotypic and molecular characterisation approaches, revealed evidence of wide diversity among the genotypes. The phenotypic traits and SSR markers assigned the soybean genotypes to 8 and 15 clusters respectively. The SSR marker technique was more polymorphic, informative and highly discriminatory. The clustering pattern and relatedness from SSR data was in agreement with the pedigree data while the phenotypic clustering was divorced from pedigree data. Genotypes, G41 and G7; G41 and G1; G41 and G42 were the most divergent; therefore, they could be utilized as source germplasm in cultivar development and commercial cultivars. Investigations on breeding gains involving 42 cultivars (representing a collection of all the varieties that were released in Zimbabwe from 1940 to 2013) showed that improvement in grain yield was slowing down. However, annual genetic gain was estimated to be 47 kg ha-1 year-1 representing an annual gain of 1.67%. Furthermore, grain yield ranged from 2785 to 5020 kg ha-1. Genotypes, G16, G15, G17, G1 and G42 exhibited superior performance in grain yield and other agronomic traits and are therefore, recommended for utilisation in the hybridisation programme. Seed protein concentration decreased by 0.02 year-1 while oil increased by 0.02, 100 seed weight increased by 0.21 g year-1 over time. In addition, number of days to 95% pod maturity and pod shattering increased by 0.35 and 0.38 days year-1 respectively while lodging declined by 0.31%. Results indicated that emphasis should be refocused on grain yield to restore the original linear increase. Assessment of the magnitude of GEI and stability of 42 released cultivars was done over 13 environments and two seasons using additive main effects and multiplicative interaction, cultivar superiority and rank analyses. Results showed that environment and GEI captured larger portion of the total sum of squares, which reveals the influence of the two factors on grain yield, hence, the need for evaluating soybean genotypes in multi-environment trials and over years. Further, the data revealed that GEI was of a crossover type because of differential yield ranking of genotypes. The three stability parameters selected two genotypes, G1 and G15, as the most productive, consistent and stable, thus they could be produced in diverse environments while G2, G4, G5, G7, G16, G40, G17, G18 and G31 were identified as unstable and suitable for specific adaptation. Correlation and path analyses showed that grain yield was positively and significantly correlated with number of branches per plant, number of nodes per plant, shelling percentage, and number of days from 95% pod maturity to first pod shattering, implying that breeding and selection for these traits probably improved grain yield. Number of nodes per plant, plant height and 100 seed weight exhibited highest direct effects on grain yield while, number of nodes per plant and plant height presented the highest indirect effects on grain yield. These results demonstrated that number of nodes per plant and plant height could be recommended as reliable selection traits for developing high yielding genotypes of soybean. / Thesis (Ph.D.)-University of KwaZulu-Natal, Pietermaritzburg, 2013.

An analysis of how Zimbabwean female audiences decode meaning from the Shona-language radio programme Nguva Yevanhukadzi (Time for Women) against the background of their lived experiences

This study investigates the Zimbabwean women listeners of a gender-focused radio programme Nguva yevanhukadzi (Time for Women) to find out what meanings they take from the programme. Located within the broad theoretical framework of cultural studies and drawing on audience reception theories, the study focuses on the ways in which Shona-speaking women bring their understandings of their social roles, derived from their lived socio-cultural experiences of patriarchy, to their decoding of the text. The study was set in Harare’s high-density suburb of Mbare and used the qualitative research methods of individual and focus group interviews. The study was conducted against the backdrop of the signing of the Global Political Agreement (GPA) of September 2008, which ended the impasse among the warring political parties, ZANU PF, MDC-T and MDC and introduced a new era of collectively tackling socio-economic development, including redressing gender disparities through women’s empowerment. This study examines the factors shaping the audiences’ readings of the programme and seeks to establish whether the mass media has determining power on its audience in the reception of messages or if the audiences (women) have interpretive freedom. Using Hall’s (1980) Encoding/ Decoding model, the study examines the factors that influence the audiences’ choice in making preferred, negotiated or oppositional readings and the arguments they advance in line with those readings. While the interviews revealed that most of the female listeners “negotiated” the dominant encoded meanings, seeking their relevance to their varied situations and contexts (O’ Sullivan et al. 1994:152; Ang 1990: 159), of interest is the manner in which the women dealt with the discourse of patriarchy within the context of promoting women empowerment. The contestation between women empowerment and addressing patriarchy reflected the subverted notions of maintaining the status quo, while applauding the women’s commitment and ability to interrogate the practicality of issues under discussion and drawing lessons relevant to their day to day lives prior to making the preferred reading. As such, the study revealed that preferred readings are not always automated, but can be a result of intense interrogation among media audiences.

An examination of how organisational policy and news professionalism are negotiated in a newsroom: a case study of Zimbabwe's Financial gazette

The construction of journalistic professionalism in Zimbabwe has stirred debate among scholars. Critics have argued that professionalism has been compromised by the stifling media laws in Zimbabwe as well as the extra legal measures the state has enforced to control the press. Some have also argued that a new kind of journalism must be emerging in the Zimbabwean newsroom as journalism try to cope with the political and economic pressures bedeviling the country. Much of this criticism however, has not been based on close interrogation of professionalism from the perspective of the journalists in any particular newsroom. It is against this background that this study examines the constructions of professionalism at the Financial Gazette. In particular it explores the meaning of professionalism through interrogating the journalistic practices the journalists consider during the process of news production in the context of overwhelming state power. In undertaking this examination, the study draws primarily on qualitative research methods, particularly observation and multi-layered individual in-depth interviews. As the study demonstrates, the interrogation of professionalism from the perspective of newsroom practices uncovers the complex manner in which professionalism is negotiated in the Gazette’s newsroom located in a country undergoing transition in Democracy. The study establishes that when measured against normative canons of journalistic professionalism the Gazette is deviating from such tenets as public service and watchdog journalism. As the study indicates, perhaps unbeknown to the respondents, the ruling ZANU PF party hegemony is reproduced at the Gazette through choice of news values such as sovereignty and patriotism all euphemisms for ruling party‘s slogans.

An evaluation of impact of co-operative societies on poverty alleviation among the urban poor in Harare, Zimbabwe during the period 2008-2010

The main purpose of this study was to evaluate the impact of co-operative societies on poverty alleviation among the urban poor in Zimbabwe with particular reference to consumer co-operative societies in areas of agriculture, housing and micro- finance. The co-operative sector plays an important role in poverty alleviation since many unemployed people have turned to co-operative activities as a way of earning a lawful and decent living during a period in which Zimbabwe generally suffered immense impoverishment in the midst of the national economic meltdown that was characterised by hyper-inflation, de-industrialisation and mass unemployment. The period of study was as from January 2008 to August 2010. This period is significant in that many co-operative societies were formed with the following broad objectives: (a) economic power and through this power; (b) control of socio-economic institution, to eliminate exploitation of man by man to make the people of Zimbabwe self reliant; (c) skills management, goods and services and establish in themselves a sense of confidence, initiative and high development aspirations; (d) to provide an opportunity to develop the community; and a (e) collective way of living that provides a sound base for socialism and national solidarity ix In this study, two hundred and seventy four respondents were used as research subjects. This consisted of one hundred and sixty respondents from housing, twenty four from micro- finance, and eighty eight from agricultural co-operative societies which covered dairy, poultry and fishing co-operative societies. This also included the Registrar of Co-operatives and the Harare City Council Co-operative officer. The research instruments that were used for the purpose of this research study were questionnaires, field visits, interviews and observations. Use was also made of secondary data that was obtained from the offices of Registrar of Co-operatives and the Town clerk of the Harare City Council as well as from the various co-operative societies that constitute the research study’s sample. The key factors that account for the failure of co-operative societies included the lack of adequate funding, lack of relevant knowledge and experience about co-operative activities, conflict among co-operative society members, failure to follow co-operative principles, mixing politics with co-operative activities and lack of education and training. The study also found out that the key to the success of any co-operative venture includes some of the following factors: Proper application of co-operative principles, the provision of co-operative education to both the membership and management of co-operative societies and proper keeping of institutional records. Most important of which include membership, financial and asset registers. x The study recommends that the government should give adequate administrative and financial support to co-operative societies since they have a potential of alleviating poverty if properly managed. It is also further recommended that research be done in order to enhance the strategic management of co-operative societies since empirical evidence tends to suggest that they are a viable tool for broad –based participatory and democratic sustainable livelihoods development. The study also recommended further studies to be carried out on the applicability of cooperative principles in all environments since some co-operative societies that have followed these principles especially in the developed countries have proved to be suitable instruments for poverty alleviation.

Information and communication technology in A-level physics teaching and learning at secondary schools in Manicaland Zimbabwe: multiple case studies

As personal computers (PCs) and related ICTs become more and more omnipresent than ever before in institutions of education, teachers are faced with the challenge of having to teach in ICT rich environments. Some syllabuses increase this pressure by stipulating where ICT may be applied. While past research efforts have focused on presence of and/or effectiveness of ICTs on achieving various didactic goals, there is limited literature on the extent to which actual practice occurred naturally. It was the aim of this study to determine the extent to which Physics teachers and students used ICT in their usual teaching/learning ambience, referred to as natural settings in this study. Using activity theory as a theoretical lens, multiple case studies were chosen as a strategy using 10 schools, 15 Physics teachers, 20 A-level Physics students and 10 ICT teachers (computer specialists). Questionnaires, observations and informal and focus group interviews were used to elicit responses from students, teachers and computer specialists. It emerged from the case studies that despite the presence of apt ICT infrastructure in the schools and although the teachers had a positive attitude towards the use of ICT for teaching and learning of Physics, teachers were apathetic when it came to the actual use. Some of the reasons militating against use were lack of an ICT policy, school authority, and monopoly of computers enjoyed by computer studies teachers. However among students there were ‘early starters’ who used ICTs outside of school, a situation that tended to change the Physics learning environment. These findings led to a proposal for a post of Computer Specialist (CS) in the schools. The need for developing ICT policy at all levels namely national, Ministry of Education and the school was also proposed. Lastly staff development in the use ICT for Physics teachers was proposed as indispensable.

Empowering Zimbabweans through the use of Indigenous languages in the media : a case of selected newspapers

This study explores the extent to which the use of indigenous languages in the publications of Kwayedza and uMthunywa has contributed to the empowerment of the indigenous people. It is informed by the idea that language is an important instrument of development which can either facilitate participation or engender exclusion, bringing about agency thereby inspiring a transformational and participative agenda. Given that the media plays a major role in informationdissemination, this study engages an important subject which has often been given cursory attention. The study is guided by the post-colonial theoretical framework. It employs the mixed methods approach which is premised on the assumption that life is characterised by complex realities which can be understood using multiple approaches. As such, elements of both quantitative and qualitative research are used. Findings revealed that the use of indigenous languages empower readers through making information accessible in a language that makes sense to them. The collected data also show that the newspapers are pivotal in resuscitating the indigenous languages that have been overshadowed by the hegemonic English. They promote the values, norms and general cultural features of indigenous people. Above all, the papers provide curriculum-specific columns for school going children. However, these newspapers are found wanting with regards to the scope of their coverage. Their coverage tends to concentrate on the socio-cultural lives of people at the expense of scientific, technological, political and economic issues. Furthermore, the papers‟ handling of the history of the nation is simplistic and lacks depth. In addition, issues of spirituality also tend to be concerned with the negative (witchcraft, bogus prophets and traditional healers) than the positive aspects. The study recommends a conversion of the papers from tabloid to a genre that accommodates politico-economic, scientific and technological news the social interest stories already being covered in these indigenous language papers; the development of orthographies of other local languages to avoid having Shona and Ndebele being the only indigenous languages that are used in these papers and that the papers present the best of all aspects of the Zimbabwean cultural heritage to restore the indigenous people‟s belief and respect in themselves. The study also suggests that the two papers and many more that are to come in indigenous languages, must showcase, develop, promote and institutionalise the positive aspect of the Zimbabwean cultural heritageand the infusion of all dimensions of indigenous knowledge systems into the current set-up. / African Languages / D. Strategic thinking during a period of turbulence : a case study of the BancABC Zimbabwe

A review of strategic thinking literature indicates that research has tended to focus on experiences contributing to strategic thinking, the strategic thinking perspectives that executives are likely to follow based on the environments in which they have developed their strategic competencies, and examining executives’ cognitive maps within the context of strategic management (O’ Shannassy 2003; Kutschera, and Ryan, 2009; Meyer, 2007). As an expansion of these principles and foundations of strategic thinking, this research was a study of the extent to which strategic thinking perspectives are utilised during macro environmental turbulence. According to Cravens et al. (2009: 31) volatility, reinvention, and fundamental changes in markets present unprecedented challenges to researchers and executives. “Unfortunately, too often traditional conceptual models and theories fail to provide adequate insight for coping with this new and rapidly changing business environment. Traditional market perspectives and conceptual logic may even blind researchers and strategic decision makers to the real threats present in the changing competitive landscape and new market space, and to opportunities for added value which can be uncovered and exploited” Cravens et al. (2009: 31). Hyperinflation in Zimbabwe was a major problem from 2003 to April 2009, when the country suspended its own currency and for the next five years the country continued to struggle with various macro environmental challenges. It is this backdrop that makes this research intriguing, where the soundness of any organisation is said to be crucially linked to the soundness of the macro environment, including macroeconomic policies as well as internal governance, market discipline; regulation and supervision (Louw and Venter, 2010). The research was a case study of BancABC Zimbabwe and focused on the period 2009 to 2013. BancABC Zimbabwe is a subsidiary of ABC Holdings Limited which is listed on the Botswana and Zimbabwe stock exchanges (BancABC, 2012). The aim of the study as the first key activity was to explore and describe how the BancABC executives responded to the critical macro environmental incidents identified, at a management or executive team perspective, and secondly, whether the rational reasoning or generative reasoning perspective was dominant during the period of turbulence. The goal is to gain insights of the strategic thinking process followed by executives during a period of macro-environmental turbulence. Literature defines strategic thinking concept as the cognitive process undertaken by executives in relation to problem solving in the business context. Two main perspectives are discussed: Strategic thinking as a science (rational thinking) is the prescriptive, structured nature of strategic thinking; arguments are that it is a less complex perspective for executives to adopt. Strategic thinking as an art (generative thinking) is the perspective that allows the strategist to think outside the box and be more creative about solving strategic problems. The discussion presents how the two perspectives can be used to complement each other and provide a more robust strategic thinking framework. The multi-perspective approach to strategic thinking recommends the right balance between analysis, intuition and creativity can be used to create new frameworks and innovative solutions. The ability to balance these strategic thinking perspectives enables executives to solve strategic problems (Linkov, 1999). The research findings highlighted the effect of time and availability of information on the strategic thinking perspective adopted by executives during times of uncertainty. It was noted that when time and information were available, executives appeared to use the rational strategic thinking perspective, while if there was limited time and information to solve problems the generative thinking perspective was dominantly used. Further the importance of integrative strategic thinking which facilitates the use of both intuition and analysis when solving strategic problems in a turbulent macro environment was also highlighted. The research thesis adopted the structure of a case study, relying on the critical incident technique to create the context of the study; and can be used to explore and discuss strategic thinking for teaching purposes. The results of the study can be recognised as a contribution towards the development of strategic thinking particularly in times of turbulence. It can also form the basis for future studies in the context of strategic thinking.

Development NGOs : understanding participatory methods, accountability and effectiveness of World Vision in Zimbabwe with specific reference to Umzingwane District.

Non-governmental Organizations (NGOs) have occupied a prominent role in the development of rural Zimbabwe since the time of its independence in 1980. NGO work in Zimbabwe currently takes place within the context of a tense and fluid political climate, an economy struggling to recover from crisis, international skepticism toward long-term donor investment in development, and global expectations about the methodologies and accountability measures carried out in intervention-based development work. In the light of the participatory methodologies and empowerment-based development frameworks that dominate the current global expectations for work within the NGO sector, this thesis focuses on the work of one particular NGO working in Zimbabwe, namely, World Vision. The main objective of the thesis is to understand and explain the participatory methods, accountability and effectiveness of World Vision in Zimbabwe (with particular reference to Umzingwane District) and, in doing so, to deepen the theoretical understanding of NGOs as constituting a particular organizational form. World Vision is a large-scale international NGO that has a pronounced presence in Zimbabwe and it is specifically active in Umzingwane District in Matabeleland South Province. The thesis argues that NGOs exist within a complex and tense condition entailing continuous responses to pressures from donors and states that structure their survival. Ultimately, in maneuvering through such pressures, NGOs tend to choose directions which best enable their own sustainability, often at the cost of the deep participatory forms that may heighten the legitimacy of their roles. World Vision Zimbabwe responds to donor trends, national and local expectations of the state and its own organizational expectations by building local government capacity in order to maintain the longevity and measureable outputs of its projects. In doing so, it redefines the concept of participation in pursuing efficient and practical approaches to ‘getting things done’. This compromises deep participatory methodologies and, in essence, alters the practices involved in participatory forms in order to maintain World Vision’s own organizational sustainability and presence in Zimbabwe.
