Open-minded discussion in interdepartmental collaboration : contribution of goal interdependence and social motives

Combining theories of social motives, goal interdependence, and conflict management, this study theorized a model in which interdepartmental goal interdependence affects conflict outcomes between different departments through open-minded discussion dynamics adopted by employees from different departments in the organization. This study also proposes that social motives moderate the link between inter-departmental goal interdependence and open-minded discussion. A sample of 133 employees from different business organizations in China were interviewed to recall a critical incident when they had a conflict with their coworker from different departments. SEM results and other analysis results support the hypotheses that cooperative interdepartmental goal interdependence and competitive goal interdependence are antecedents to employees engaging in open-minded discussion in the context of interdepartmental collaboration, and that open-minded discussion in turn influences conflict outcomes, i.e. task accomplishment, relationship strengthening, and future collaboration. Results further suggest that employee’s pro-social motive moderates the relationship between competitive goal interdependence and open-minded discussion, and that proself motive moderates the relationship between cooperative goal interdependence and open-minded discussion. Findings also suggest that practitioners promote effective interdepartmental collaboration by strengthening their prosocial motive when perceiving competitive goal and proself motive when perceiving cooperative goal, setting cooperative interdepartmental goal interdependence, and handling conflict through open-minded discussion. The study contributes to conflict management literature as well as the goal interdependence theory in the organizational behavior literatures.

Bakgrund: Första fallet av humant immunbristvirus (hiv) upptäcktes på 1980-talet och idag lever 38,4 miljoner människor med sjukdomen. Hiv angriper människans immunförsvar och det finns inget botemedel. Sjuksköterskor har en ambition att ge en god omvårdnad men attityder till hiv kan komma att påverka patientens vård positivt eller negativt. Syfte: Syftet var att beskriva sjuksköterskors attityder till att ge hivpositiva patienter omvårdnad utifrån en litteraturstudie. Metod: Elva kvalitativa originalartiklar valdes ut och analyserades med en tematisk, induktiv ansats till denna kvalitativa studie.  Resultat: Dataanalysen visar att Emotionella påfrestningar, Sociokulturella aspekter och Fördomsfri omvårdnad har en bred roll i sjuksköterskors attityd till att vårda hivpositiva patienter. Sjuksköterskor strävar alltid efter professionalism och god omvårdnad oberoende av personliga och strukturella hinder men trots det kan negativa attityder stå i vägen för en god omvårdnad.  Slutsats: Professionalism är en faktor i god omvårdnad vid bemötandet av hivpatienter, baserad på mer kunskap och ett empatiskt förhållningssätt, fritt från emotionella påfrestningar och sociala stigman. Negativa och stigmatiserande attityder gentemot hivpositiva patienter ett problem på global nivå. Mer ny forskning behövs gällande sjuksköterskors attityd till att vårda patienter med hiv. / Background: The first case of human immunodeficiency virus (HIV) was discovered in the 1980s and today 38.4 million people live with the disease. HIV attacks the human immune system and there is no cure. Nurses have an ambition to provide good nursing care, but the care given to patients can be affected by the nurses’ attitudes towards HIV. Purpose: To describe nurses' attitudes to provide nursing care to HIV-positive patients based on a literature study. Method: Eleven qualitative original articles were included and analyzed using a thematic inductive approach in this qualitative study. Result: The data analysis shows that Emotional stress, Sociocultural aspects and Open-minded nursing all have a broad role in the nurses' attitudes towards caring for HIV-positive patients. The nurses always strive for professionalism and good nursing regardless of personal and structural obstacles, but despite that, negative attitudes can stand in the way of good nursing. Conclusion: Professionalism is a factor in good nursing when encountering HIV patients, based on more knowledge and an empathetic approach, free from emotional stress and social stigma. Negative and stigmatizing attitudes towards HIV-positive patients is a problem. More research is needed regarding the nurses' attitude towards caring for patients with HIV.
