Previous issue date: 2015-12-14 / The scope of the company`s objectives has, as one of its foundations, the mediation between the organizations` interests and work execution. The work environment of the contemporary organizations introduces the organization as a system that seeks the adaptation, adjustment and suitability of organizational components such as people, structure, roles and responsibilities, culture, behaviors and policies. In that world, mediation is the manager`s responsibility, through organizational control. In the rationale of that vision , control is referred to as cooperative and harmonic, favoring the organization?s interests, without considering the existence of conflicts, between the organization`s objectives and those of the employees. From a different perspective, the organizational control stems from the division between the worker and the work`s means of production, under the capitalist`s clout and bespeaks a conflict inherent to the social relations world of work between employee and employer. The organizational control may also be considered from the worker`s subjectivity point of view, in this case, emphasizing the individual in the organization and the influence of cultural, ideological and symbolic issues. Control is hence, introduced, as one of the major dilemmas of the organization. If, on one hand, it seeks guaranteeing that the technological, physical and human resources be established, according to the intended purposes within an instrumental rationale, on the other hand, control may be also considered as a power and domination tool, exposing antagonistic forces of the organization and focusing the individual as the central part in the analysis and managerial practice. This research aims at investigating the meaning attributed by the manager to the organizational control practices in a company of the Brazilian electric power sector, in a moment of change. A theoretical study was carried out through qualitative analysis, on perspectives that involve work in contemporary organizations, which goal is the characterization of the organizational form, the control practices and the power relations in the researched organization. Through data analysis collected, it was possible to ponder on the dynamics of the organization within the context of current changes and how the manager`s action, while mediator between the organization and the employee, has dilemmas and challenges that directly impact his relation with the company an employees. Results reveal that , although the instrumental perspective, meant for the organization`s purposes, prevail, the manager, while exercising control, is influenced by symbolic, ideological and cultural elements, within a scenario of conflicts not always manageable, where different interests coexist. This condition reveals contradictions in the core of the organization that impact people in their work processes, resourcefulness, well being and performance, but that are important elements to be considered in the organizational dynamics. / O alcance dos objetivos da empresa tem como um de seus pilares a media??o entre os interesses da organiza??o e a execu??o do trabalho. O mundo do trabalho das organiza??es contempor?neas apresenta a organiza??o como um sistema que busca a adapta??o, o ajustamento e a adequa??o de elementos organizacionais como pessoas, estrutura, pap?is e responsabilidades, cultura, comportamentos e pol?ticas. Nesse mundo, a media??o ? uma responsabilidade do gestor, por meio do controle organizacional. Na l?gica dessa vis?o, o controle ? referido como cooperativo e harm?nico, em prol dos interesses da organiza??o, sem considerar a exist?ncia de conflitos entre objetivos da organiza??o e dos empregados. Por outras perspectivas, o controle organizacional ? oriundo da separa??o entre o trabalhador e os meios de produ??o do trabalho, sob o poder do capitalista, e evidencia um conflito inerente ?s rela??es sociais no mundo do trabalho entre empregado e empregador. O controle organizacional tamb?m pode ser considerado a partir do ponto de vista da subjetividade do trabalhador, neste caso enfatizando o indiv?duo na organiza??o e a influ?ncia de quest?es simb?licas, ideol?gicas e culturais. O controle se apresenta, assim, como um dos maiores dilemas da organiza??o. Se, por um lado, busca garantir que os recursos humanos, f?sicos e tecnol?gicos sejam estabelecidos conforme os fins desejados dentro de uma l?gica instrumental, por outro, o controle tamb?m pode ser pensado como instrumento de poder e domina??o, expondo for?as antag?nicas da organiza??o e focalizando o indiv?duo como parte central na an?lise e na pr?tica da gest?o. A presente pesquisa pretende investigar o significado atribu?do pelo gestor ?s pr?ticas de controle organizacional numa empresa do setor el?trico brasileiro em momento de mudan?a. Foi realizado um estudo te?rico, por meio da an?lise qualitativa, sobre as perspectivas que envolvem o trabalho nas organiza??es contempor?neas, tendo como objeto a caracteriza??o da forma organizacional, das pr?ticas de controle e das rela??es de poder na organiza??o pesquisada. Atrav?s da an?lise dos dados coletados foi poss?vel refletir sobre a din?mica da organiza??o no contexto de mudan?as atual e como a a??o do gestor enquanto mediador entre a organiza??o e o empregado possui dilemas e desafios que impactam diretamente a sua rela??o com a empresa e com os empregados. Os resultados revelaram que, embora prevale?a a perspectiva instrumental voltada para fins estabelecidos pela organiza??o, o gestor no exerc?cio do controle, ? influenciado por elementos simb?licos, ideol?gicos e culturais, dentro de um espa?o de conflitos nem sempre gerenci?veis, onde interesses diferentes coexistem. Essa condi??o revela contradi??es no interior da organiza??o que impactam as pessoas nos seus processos de trabalho, na sua criatividade, no seu bem estar e no seu desempenho, mas que s?o importantes elementos a serem considerados na din?mica organizacional.
