Psychological Diversity Climate and Its Effects: the Role of Organizational Identification

Organizations have begun to focus heavily on diversity. As a result, organizations spend time and resources creating diversity policies and investing extensively in diversity training programs. While an abundance of research exists on demographic diversity, research has just begun to incorporate employees’ perceptions of diversity as an influential factor affecting organizationally relevant employee outcomes. Employees are a crucial reference in understanding whether organizations benefit from engaging in such actions. The purpose of this study is to examine the influence of diversity climate on employees’ organizational identification. Furthermore, I investigate how organizational identification mediates the relationship between diversity climate perceptions and outcomes including turnover intentions, job satisfaction, and organizational citizenship behavior. I refine our understanding by identifying personal characteristics that influence the diversity climate (PDC) – organizational identification (OID) relationship. This research offers several contributions to management literature and scholars as well as practitioners. First this study empirically examines the relationship between PDC and OID. This connection is important as it identifies the psychological mechanism linking PDC to subsequent outcomes as well as showing how positive climate perception can influence an employee’s sense of belonging. The second contribution is the in-depth identification of personal characteristics and their role in this relationship specifically, demographics, values, and attachment to demographic category. Individuals will differ in their beliefs and thus their attachment based on climate perceptions. Finally, this study links diversity climate to organizationally relevant outcomes through organizational identification.

The ecology, genetics and evolution of populations under environmental change : insights from simulation studies

At present, species are faced with a host of human-induced impacts that have already led to a loss of biodiversity and shifts in species’ ranges. Knowledge of the ecological and evolutionary processes of dynamic species’ ranges, that are either shifting or expanding, will be key to understanding the ability of species to persist and adapt during periods of environmental change. The aim of this thesis is to investigate the effects of range expansion on the genetics and evolution of species, and understand the processes that facilitate the spatial spread of populations. Using individual-based simulation models, this work demonstrates that the unique selective environment of range expansion can have a significant effect on spatial genetics and the evolution of life-history traits. It is found that the survival and spread of mutations, of various fitness effects, is influenced substantially by landscape features encountered by the expanding range. The incorporation of more specific genetic architecture shows that a substantially increased frequency of fitness peak shifts may occur on the edge of an expanding range than would arise within a stationary population. Range expansion is shown to select for increased dispersal and reproduction at the expense of competitive ability on the front of the expanding wave which results in an accelerating spread rate. The survival and spread of a population during range expansion is also affected substantially by the specific movement behaviour of individuals. The exact nature of suitable habitat, in terms of the number of suitable habitat patches and level of fragmentation, will also greatly affect the ability of a population to survive and spread during a period of environmental change. These findings are synthesised within a conceptual framework that is proposed for the evolution of populations during range expansion, where a flattening of the fitness landscape leads to adaptive revolutions.

The purpose of this study was to develop theoretical insight on the concepts of trust and diversity climate and to empirically test for any possible relationships between these two concepts within a tertiary institution. For the purpose of this study trust was defined as the willingness of a party to be vulnerable to the actions of another party based on the expectation that the other will perform a particular action important to the trustor, irrespective of the ability to monitor or control that other party. Diversity climate was defined as the employees‟ perceptions of the policies and practices that communicate the extent to which fostering diversity and eliminating discrimination is a priority in the organisation. The study took on a quantitative approach and the questionnaire used in the study was a combination of three previously validated instruments. Trust was measured through a combination of the organizational trust inventory and the behavioural trust inventory. The dimensions used to measure trust, included, propensity towards trust, ability, benevolence, integrity, trust, reliance based trust and disclosure based trust. The diversity climate was measured through a diversity climate assessment instrument that consisted of nine items. The results indicate that the employees agree that the organization is committed towards diversity management and eliminating discrimination. A correlation analysis between the dimensions of trust and diversity climate revealed that all of the trust dimensions, except for the propensity towards trust have some sort of relationship with diversity climate. The results further indicated that the group of employees that only have an education up to Matric/Grade 12 indicated a higher propensity towards trust than compared to the group that has either a diploma or a post graduate degree. Propensity towards trust and disclosure based trust dimensions revealed the only noticeable differences between the Black and White groups. There was no practical significance within the diversity climate construct for the gender, education, ethnic, employment status or level of employment groups and this should be regarded as a positive result for the institution. / MBA, North-West University, Potchefstroom Campus, 2015

Toward a Taxonomy of Diversity at Work: Developing and Validating the Workplace Diversity Inventory

The purpose of this research was to develop a taxonomy of workplace diversity and examine its implications for understanding and predicting diversity at work. A 7-dimension taxonomy was originally developed by reviewing contemporary literature on diversity in the workplace. The taxonomy is grounded in Social Identity Theory. Preliminary research found that each of the seven dimensions of the taxonomy were present in 78 critical incidents describing work-relevant diversity dynamics. The current study reports the development and administration of an instrument, the Workplace Diversity Inventory (WDI), which was used to empirically examine the 7-factor model of the taxonomy in over 20 different industries. Exploratory factor analysis using data from 209 respondents supported a six-dimension taxonomy, with one factor from the proposed taxonomy (Leadership) collapsed into two of the included WDI dimensions (Diversity Climate and Organizational Justice). Subsequent confirmatory factor analysis indicated an adequate to good fit for the six-factor model, with the WDI reduced from 47 to 24 items. Results and implications for theory and practice are discussed.

In this manuscript I examine outcomes associated with social networks in organizations. Specifically, I consider how two characteristics of social networks (i.e., centrality, tie strength) can affect the performance and satisfaction of employees at work. Then, I explore the role that perceptions of fit (i.e., person-group fit, person-organization) may play in mediating the relationship between social network characteristics and (a) employee performance and (b) job satisfaction. Moreover, I investigate boundary conditions of the aforementioned mediated relationships (i.e., social network characteristics - fit perceptions - employee performance; social network characteristics - fit perceptions - job satisfaction). First, I consider how individual differences (i.e., racioethnicity, sex) generate employee dissimilarity that likely moderates the relationship between structural network characteristics and perceived fit in the mediated relationships proposed. Second, I examine an organizational variable (i.e., perceived diversity climate) as a first and second stage moderator of the aforementioned mediated relationships. Overall, it is necessary to investigate the relationships proposed in the model, because studying social networks helps us to understand why employees interact with certain individuals (or not with others) and how organizational outcomes are affected by employees' choices regarding their social networks. / Business Administration/Human Resource Management

Un nouveau paradigme pour apprécier l’impact du climat diversité sur la performance des salariés / A new paradigm to assess the impact of diversity climate on employee performance

Cette recherche sur articles a pour objectif de mieux comprendre l’impact du climat diversité, considéré comme un climat organisationnel, sur la performance individuelle des salariés. Nous mobilisons ici le cadre conceptuel de Kopelman et al. (1990).Le concept de climat diversité a cependant été critiqué pour ses défaillances conceptuelles et méthodologiques. Nous réalisons dans un premier article une revue de littérature approfondie (Nombre d’études analysées = 62), et proposons une reconstruction du climat diversité en trois dimensions : l’intentionnalité, la programmation et la pratique. Nous nous appuyons pour ce faire sur le cadre conceptuel de HRM system structure d’Arthur et Boyles (2007) et les diversity management system components de Kulik (2014).Dans un deuxième article, nous opérationnalisons le climat diversité tel que reconceptualisé, en développant et validant une échelle de mesure en 11 items au niveau organisationnel. Nous avons mené pour ce faire trois études (N = 150 ; N = 398 ; Nunité = 11, Nindividuel = 221) qui nous ont permis de valider les propriétés psychométriques de l’échelle en termes de fiabilité et de validité convergente, discriminante, nomologique et prédictive.Enfin, dans un troisième article nous testons nos hypothèses de recherche grâce à une dernière étude (Nunité = 34 ; Nindividuel = 509). Nos résultats montrent que le climat diversité organisationnel influence positivement la performance individuelle, et que la satisfaction au travail et l’engagement organisationnel affectif sont des médiateurs de cette relation. La médiation de l’engagement organisationnel normatif n’est pas concluante.Notre recherche a une contribution significative sur le plan conceptuel et méthodologique, en proposant une approche structurelle innovante et une mesure pour l’étude du climat diversité, par-delà les paradigmes dominants du management de la diversité. Elle offre de plus une forte contribution managériale, en proposant une taxonomie des climats diversité dans les organisations et en ouvrant plusieurs voies aux praticiens pour le développer. / This research aims to better understand the impact of diversity climate, as an organizational climate, on individual employee performance. We use the conceptual framework of Kopelman et al. (1990).However, the concept of diversity climate has been criticized for its conceptual and methodological shortcomings. In a first article, we produce an in-depth literature review (number of studies analyzed = 62), and we propose a reconstruction of diversity climate in three dimensions: intentionality, programming and praxis. We rely on Arthur and Boyles (2007)’s HRM system structure and on Kulik (2014)'s diversity management system components conceptual frameworks.In a second article, we operationalize diversity climate as reconceptualized, developing and validating an 11-item measurement scale at the organizational level. To proceed, we conducted three studies (N=150; N=398; NUnit =11, Nindividual =221) that allowed us to validate the psychometric properties of the scale in terms of reliability and convergent, discriminant, nomological and predictive validity.Finally, in a third article we test our research hypotheses with a final study (Nunit =34; Nindividual =509). Our results show that organizational diversity climate positively influences individual employee performance, and that job satisfaction and affective organizational commitment mediate this relationship. Mediation of normative organizational commitment is inconclusive.Our research has a significant contribution conceptually and methodologically, since it proposes an innovative structural approach and a measure for the study of diversity climate, beyond the dominant paradigms of diversity management. It also offers a strong managerial contribution, providing a taxonomy for diversity climates in organizations and opening up several avenues for practitioners to develop it.

Amphibian diversity conservation in a changing world : a view from Mexico

Amphibians are the most abundant terrestrial vertebrates on Earth. They are crucial in maintaining the transfer of energy and matter from freshwater to terrestrial systems and are also indicators of ecosystem health. Mexico hosts great amphibian diversity with high levels of endemism. Nevertheless, the knowledge of amphibian ecology in the country is at an early stage. This thesis aspires to contribute to the knowledge of Mexican amphibian ecology and to the understanding of the processes underlying amphibian responses to environmental changes. To do so the thesis includes: 1) analyses from fine scales (at landscape level) based on data from two consecutive rainy seasons of fieldwork (nocturnal sampling), in two protected areas in southern Mexico, La Pera and Nahá; 2) at regional scales, analyses based on spatial databases of conservation instruments (i.e. environmental services, governmental, private, and community protected areas, etc.) generated specifically for Mexico; 3) to coarse scales (the whole country), analyses based on ecological niche modelling using the most complete database for Mexican amphibian records and climate layers developed purposely for the country. Thus, the thesis involves different time-scale processes, from ecological to biogeographical. In addition this thesis contains an analysis of the media representation of amphibian biodiversity threats and issues, specifically climate change, based on literature research. I was involved in the process of generating most of the databases used in this thesis. Whilst the main theme of this thesis is amphibian conservation, it also encompasses a wide range of specific subjects. Firstly, foundational knowledge about amphibian conservation is established in Chapter I. Also, the region, Chiapas in southern Mexico, where the fieldwork was carried out for two consecutive years (2009-2010) is described within a historical context and a glossary of terms is presented. In Chapter II, based on one year of fieldwork in two fragmented protected areas (PAs) of different management category, one state and one biosphere reserve, I examine how community structure is related to key features of the environment. The possible effects of governance issues in protected areas and their relationship with the drivers of amphibian metacommunities are also explored. A total of 144 transects were sampled from 33 patches in La Pera and 140 transects from 36 patches in Nahá. In each transect environmental variables were recorded. Partial Canonical Correspondence Analyses (partial CCA) indicated that the drivers of metacommunity patterns vary between the sampled landscapes. Habitat structure explained more of the community variation than either space or weather conditions: > 50% for La Pera and 30% Nahá; but the relationship to geographical space and local climate varied greatly. The differences in relationships among the environmental variables and between them and the amphibian metacommunities finds expression also in the pattern of human exploitation of these areas, which has latterly at least also found expression through differing governance. In Chapter III, the effects of environmental variation on metacommunities structure are explored. Metacommunity theory assumes that emergent properties can be determined that characterise a set of linked communities within a landscape. It follows that change in environmental conditions should generate changes in the metacommunity structure. In La Pera a total of 30 patches were sampled, with a total of 120 transects in 2009, and 133 transects in 2010. In Nahá 31 patches were sampled, with a total of 111 transects in 2009 and 122 transects in 2010. In the analyses of this chapter only transects sampled in both years are included. The total number of individuals increased greatly from 2009 to 2010, but the most abundant species between surveyed years varied slightly, in both areas. In La Pera metacommunity the structure changed from quasi-Clementsian to quasi-Gleasonian, while in Nahá it changed from Clementsian to Gleasonian. CCA show that the variance explained between years was similar. Re-arrangements in the metacommunity structures linked to environmental changes are observed. Results show that amphibian metacommunity structure can change with short environmental changes or disturbances, mainly weather variations from one year to another. This would suggest that metacommunity structures are a dynamic property in fluctuating systems. The aim of Chapter IV is to assess patterns of beta diversity for Mexican terrestrial vertebrates, and explore their relationships with environmental heterogeneity metrics at different spatial scales, identifying the most important surrogates at each spatial scale. The analyses in this chapter are based on the most complete database of Mexican terrestrial vertebrates, comprising distribution maps of 2513 species: 883 resident birds, 344 mammals, 364 amphibians and 811 reptiles. Higher β-diversity values are found along mountain ranges for amphibians, reptiles and mammals, whereas for birds high values are also found on the Mexican Plateau. Results demonstrate that the relationships between β-diversity and the environmental heterogeneity surrogates vary in form and strength across scale and between vertebrate groups. In Chapter V, I set out to characterize at fine scale, alpha and beta diversity patterns for Mexican amphibians and analyze how these patterns might change under a moderate climate-change scenario, and to highlight the overall consequences for amphibian diversity at the country level. The analyses are performed with a climatic envelope modelling approach using MaxEnt and a set of climatic layers developed specifically for Mexico. Models of future scenarios for Mexican amphibian alpha and beta diversity for 2020, 2050, 2080, show that high levels of species extinctions follow if low dispersal capability and high presence thresholds are used, but the overall geographic pattern of beta diversity remains stable. Zones of high beta diversity are associated with topographic formations, whilst the values of beta diversity initially increase, then decline over time under a moderate climate scenario. Extinctions (complete loss of range within country boundaries) are particularly intense during the period 2020–2050. The results imply that heterogeneous zones associated with mountain ranges will remain particularly important for amphibian diversity and thus such areas should be targeted for continued conservation prioritization in the face of climate change scenario. There is an inevitable degree of uncertainty associated with future climate projections and the possible ecological and biogeographical responses. Nevertheless, the climate change projections are typically translated in the media as certain. Chapter VI illustrates the interplay of these competing communication goals, through a review of the representations of the golden toad (Incilius [Bufo] periglenes) in print media and in peer-reviewed literature. The concept of “distanciation”, which means placing a distance between two connected issues (cause and effect), is introduced in this chapter, along with the potential issues that this process may generate in the implementation of conservation strategies. Distanciation is a perception created in the members of the audience of the media, but does not imply a total separation regarding an issue. For example, the audience is interested in the news about climate change effects, but they feel distant because the effects of climate change might be evident within a large time period (i.e. 2050); and although the causes are occurring now, the audience does not see the urgent need to act. Chapter VII represents the first attempt to analyze the status of conservation of some microendemic amphibians in Latin America when some social initiatives (e.g. private and community reserves) are included in the assessment. The efficiency of the existing set of governmental protected areas (PA), and the contribution of social initiatives for land protection of amphibians are evaluated. The chapter shows how the role of land conservation, through social initiatives, is fast becoming a crucial element for the survival of a substantial number of species not protected by state-designated PA. Given the current speed of land use change, we cannot expect to save all species from extinction, and so it must be decided, rather quickly, how to focus the limited resources available to prevent the greatest number of extinctions. In Chapter VIII, a simple conservation triage method is proposed. Using this triage method, the threat status for 145 micro-endemic Mexican amphibian species is evaluated, alongside potential threat abatement responses derived from existing policy instruments and social initiatives. Both indicators are combined to provide broad-scale conservation strategies that would best suit amphibian micro-endemic buffered areas (AMBAs) in Mexico. Results show that almost 25% of the species analysed urgently need field-base verification to confirm their persistence; for the rest, a conservation strategy is developed based on existing conservation instruments. Monitoring populations is essential in order to understand temporal patterns of community change and to better comprehend the underlying processes that shape and maintain biodiversity. These aspects, along with a general discussion focused mainly on the distanciation problem are addressed in Chapter IX.

Effects of invasive alien plants on riparian vegetation and their response to environmental factors

Biological invasions are reportedly one of the major contributory factors to biodiversity loss worldwide. The impacts of invasive alien plant (IAP) species on native communities are widely documented in the scientific literature, however, there is still a lack of detailed information on their impacts within the most vulnerable habitats. Riparian habitats are highly dynamic systems and naturally disturbed, making them particularly vulnerable to invasion. Climate change, directly or indirectly, is also predicted to adversely impact river systems, which may subsequently alter invasion rates and the impacts of IAPs. However, the interactions between climate and IAPs and their combined effects on vegetation have rarely been examined. To address these knowledge gaps, this thesis investigates: (1) the role of environmental variables, such as sediment loading or climate-related changes to river flow regime, on the abundance of IAPs within riparian zones; (2) how variation in IAP abundance impacts native vegetation, relative to the effects of native dominant plant species and (3) some of the mechanisms underlying the effects of IAPs in riparian habitats. Historic and recent field survey data were used to investigate changes in riparian vegetation on British rivers during the last 20 years. Analyses indicate that IAPs had a negative but small effect on native plant diversity. Overall, changes in land use and differences in flow regime between recording periods were the most important predictors of plant community change. Specifically, IAPs had a greater probability of being present along lowland rivers that experienced increased frequency of high flow events. On a local scale across rivers in Scotland, the abundance of IAPs was constrained by greater soil moisture in summer, whilst greater abundance was associated with tree-lined banks. Both native dominant species and IAPs negatively affected subordinate species abundance to a greater extent than species richness, although this effect varied spatially with bank elevation. Artificial turf mats were used to quantify viable propagules within riverine sediment deposited over-winter along invaded riverbanks. The data indicate that there is a legacy effect of IAP abundance, with the most invaded sites being associated with higher sediment loading the following year, though, contrary to the general pattern, 12 sediment associated propagules were scarcer at invaded sites. Moreover, lower above-ground native diversity was associated with sites which had been previously invaded. Plant species composition in the propagule bank and above-ground vegetation were highly dissimilar, particularly closest to the water’s edge at highly invaded sites. This suggests that mono-specific stands of IAPs proliferate best under less disturbed environmental conditions, although fluvial disturbance events may be required to create opportunities for initial establishment. The propagule bank contributed very little to the above-ground vegetation, nor did it limit invasion, suggesting that above-ground plant composition is largely dictated by competitive interactions. The findings presented in this thesis suggest that invasion by IAPs is an additional stressor for native vegetation within riparian habitats, modifying above-ground plant communities via competition and suppressing recruitment from the propagule bank. However, native dominant species common in riparian habitats also negatively impact, subordinate species via competition, in some cases equalling the effect of IAPs. Native dominant and IAP species are differently affected by environmental factors operating in the riparian zone, which may provide future opportunities for reducing and managing invasions.
