Over the last decade the focus has shifted to ensure a holistic view of employee well-being in organisations by focusing on both physical and psychological well-being. Previous research suggests that work characteristics and psychological work-related well-being influence both the individual (i.e. health) and organisational outcomes (i.e. commitment, safety, productivity, etc.). Moreover, the increasing importance of focusing on work-related psychological well-being of employees is evident in legislation from around the world. In South Africa the Occupational Health and Safety legislation, spesifically the Construction Regulations, also recognises the importance of the psychological well-being of employees and refers to it as ?psychological fitness?. However, no clear definition or instrument for psychological fitness exists. Similarly, no instrument exist to measure work characteristics of blue-collar workers. The objectives of this research were 1) to propose a defintion for psychological fitness of blue-collar employees 2) to propose a theoretical framework to better our understanding of psychological fitness 3) to develop a psychological fitness instrument for blue-collar employees that is suitable for the South African context 4) to test the psychometric properties of the newly developed psychological fitness instrument 5) to develop a work characteristics questionnaire for blue-collar mine workers to gain insight into their work experiences, and 6) to evaluate the psychometric properties of the newly developed job demands-resources scale for blue-collar mine workers. The empirical study consisted of two phases. During the first phase, following an extensive literature review, a definition and theoretical framework for psychological fitness was proposed. Thereafter, a new instrument for measuring psychological fitness was developed and tested. An instrument for measuring the work characteristics of blue-collar mine workers has also been developed to further the understanding of their work experiences. During the second phase, the psychometric properties of the newly developed psychological fitness instrument were tested (i.e. factorial validity, factorial invariance, reliability and external validity; N = 2769). Furthermore, the psychometric properties of the newly developed job demands-resources scale for blue collar workers were also investigated (i.e. factorial validity, reliability and the relationship with theoretically relevant external variables; N = 361). During the conceptualisation process, the definition of psychological fitness has been proposed based on previous work-related well-being literature. The work-related well-being concepts, distress and eustress were proposed as indicators of psychological fitness. Therefore, psychological fitness was defined as a state in which an employee display high levels of emotional and mental energy and high levels of psychological motivation to be able to work and act safely. The dimensions of burnout and engagement were proposed as possible indicators of psychological fitness and included exhaustion, mental distance, cognitive weariness, vitality and work devotion. Furthermore, the underlying work-related well-being theories and models were identified as the theoretic framework to enable the development of a questionnaire for psychological fitness. In order to ensure that the low literacy employees understand the meaning of each questionnaire close attention has been paid during the development of items. Firstly, the psychological fitness instrument (SAPFI) for blue-collar employees has been translated into all the official languages of South Africa following a multistage translation process. Secondly, the job demands-resources scale for blue collar mine workers (JDRSM) has been translated into the three most commonly spoken languages (Sesotho, isiXhosa and Setswana) by employees working in this specific mine. During this phase various problematic items were identified and eliminated from both questionnaires using the Rasch measurement model. The final phase included the validation study where the psychometric properties of both the new instruments were investigated. The SAPFI results provided evidence for factorial validity, factorial invariance, reliability and significant relations with external variables of the distress scale. Although evidence was provided for the factorial validity, reliability and external validity of the eustress scale, factorial invariance could not be confirmed. Furthermore, the JDRSM results provided evidence for the factorial validity, reliability (except for the workload scale) and external validity. South African adolescents are more likely to participate in high-risk behaviours, because they are exposed to high-risk environments that have a negative impact on them. The choices that adolescents make during this explorative life stage will influence and determine certain outcomes of their adult lives. Therefore, it is crucial to improve adolescents’ psychological well-being, as they are the future generation adults. Adolescents with behaviour problems form a unique population who do not respond effectively to traditional therapy, and researchers are continuously searching for more effective ways to reach this population. Equine-assisted therapy (EAT) is an intervention that has been proven to be effective with this population and to provide better outcomes than traditional psychotherapy. Although the value and positive effects of EAT has been proven, there is a gap in the literature concerning research on this topic, especially with regard to research conducted by means of quantitative methods. The overarching goal of this study was to evaluate and refine an EAT programme aimed at improving the psychological well-being of boys in a school of industry. This goal was attained by utilising a quantitative, experimental research design. The Solomon four-group design was applied, because it effectively controls pre-test sensitisation and provides the best control against threats to internal validity. The sample was selected from a school of industry near Bloemfontein, which provides residence to a group of adolescent boys who display behaviour problems. The 40 boys (N = 40) included in the sample were divided into two experimental groups of 10 boys each and two control groups of 10 boys each. During the course of the study, one of the boys withdrew and the sample was reduced to 39 boys. The programme was administered to the boys in the experimental groups. Before the programme commenced, one of the experimental groups and one of the control groups completed the pre-test. The psychometric instruments used were a biographical questionnaire, the Satisfaction with Life Scale and the Coping Orientations to the Problems Experienced Questionnaire. The boys then completed the EAT programme which consisted of eight sessions, each with its own outcomes and designed to improve subjective well-being and coping. After completion of the programme, all four groups completed the post-test consisting of the same psychometric instruments as the pre-test. The results showed that the programme significantly improved the boys’ subjective well-being. The boys’ problem-focused coping, emotion-focused coping and dysfunctional coping were also increased significantly. These improvements can be attributed directly to the programme, because pre-test sensitisation was controlled. The study found that the EAT programme had a significant positive effect on the boys’ subjective well-being and coping. The conclusion can be drawn that the programme significantly improved the boys’ psychological well-being. Depression is one of the most debilitating, widespread and costly health problems worldwide and has a high prevalence in almost every society. Research suggests that depression affects an individual‟s work engagement levels, burnout levels and the occurrence of stress-related ill health symptoms. However, it is unclear whether these findings would differ among individuals who reported that they suffer from depression and receive medical treatment for it, individuals who reported that they are unsure whether they suffer from depression, and individuals who reported that they do not suffer from depression. This study is quantitative in nature and a cross-sectional design was used. The study population consisted of 15 664 participants from several sectors in South Africa. The participants also differed in terms of gender, age, race, marital status, educational level, language and the province where they reside. The sample population was thus representative of the diverse population of South Africa. The SAEHWS, a self-report instrument based on the dual-process model of work-related well-being, was used to measure all constructs. The participants were divided into three groups, i.e. individuals who reported that they suffer from depression and are currently receiving medical treatment for depression, individuals who reported that they are uncertain whether they suffer from depression, and individuals who reported that they do not suffer from depression. Frequencies were used to determine the prevalence of depression in the three different groups and MANOVA (multivariate analysis of variance) was used to determine the significance of differences between the levels of work engagement, burnout and stress-related ill health symptoms of the three different groups (individuals who reported that they suffer from depression, individuals who reported that they are uncertain whether they suffer from depression, and those who reported that they do not suffer from depression). The results showed that 18,3% of the population reported that they suffer from depression and receive medical treatment for depression, 16,7% of the population reported that they are unsure whether they suffer from depression and 65% reported that they do not suffer from depression. Furthermore, it was found that depression significantly influences work engagement levels negatively and that it significantly influences burnout levels and the occurrence of stress-related ill health symptoms positively. This study will make organisations aware of the effect of depression on an individual‟s well-being and of the fact that depression is a factor to be reckoned with. Die konsepte selfaktualisering (vanuit 'n humanistiese raamwerk), gevoel van koherensie en aangeleerde vernuftigheid (vanuit 'n behavioristiese en salutogenesis paradigma) is vir die doeleindes van hierdie ondersoek gekies. Die gekose meetinstrumente, naamlik die Persoonlike Orientasievraelys vir selfaktualisering, die Lewensorientasievraelys vir gevoel van koherensie en die Selfkontroleskedule vir aangeleerde vernuftigheid, is op 'n steekproef van 200 middelvlakbestuurders in 'n semi-staatsdiensorganisasie afgeneem. Pearsonkorrelasiekoeffisiente is bereken en 'n faktorontleding is gedoen. Daar is verskeie beduidende korrelasies verkry tussen die subskale van die Persoonlike Orientasievraelys en die Lewensorientasievraelys, maar slegs enkele beduidende korrelasies tussen die Persoonlike Orientasievraelys en die Selfkontroleskedule. Die Lewensorientasievraelys en die Selfkontroleskedule het egter beduidend gekorreleer. Die faktorontleding het getoon dat selfaktualisering aan die een kant, en gevoel van koherensie en aangeleerde vernuftigheid aan die ander kant as twee verskillende konstrukte van psigologiese optimaliteit beskou kan word. / The relationships between various conceptualisations of psychological optimisation are investigated. The concepts of self-actualisation (from a humanistic paradigm), sense of coherence and learned resourcefulness (from a salutogenesis paradigm) are relevant. The measuring instruments were the Personal Orientation Inventory (POl), the Orientation to Life Questionnaire (OLQ) and the Self Control Schedule (SCS). They were administered by means of random sampling of 200 middle level managers in a semi-government organisation. Pearson correlation coefficients were calculated and a factor analysis was done. Several significant correlations were obtained between the subscales of the POl and the OLQ, but limited correlations were found between the POl and the SCS. However, significant correlations between the OLQ and the SCS were apparent. The factor analysis demonstrated that self-actualisation on the one hand and sense of coherence as well as learned resourcefulness on the other hand may be regarded as two seperate constructs of psychological optimisation. / Industrial and Organisational Psychology / Thesis (M.Com.)--Universiteit van Suid Afrika, 1994.

Teachers' experiences of power relations as psychological violence / Alecia Human-van der Westhuizen

The purpose of this study is to examine teachers’ experiences of power relations as psychological violence and the impact it has on their health. This study, using a qualitative approach, thus investigates the association between power relations and the dimensions thereof and how it manifests as psychological violence. In turn, it may have detrimental effects on the health of the teacher and the whole teaching-learning process. Based on the findings, recommendations for this - and future research - are proposed. Open-ended phenomenological interviews were used to collecct the qaulitative data. Eleven participants indicated their willingness to be individually interviewed for the study. The qualitative findings indicated that teachers experience power relations as psychological violence, it is experienced severely and emanates mostly from colleagues in management positions. The most prevalent and severe forms of power relations as psychological violence as experienced by teachers include being subjected to power abuse from principals; being subjected to autocratic management styles and management’s power abuse through the abdication of responsibility. The most severe physical health consequenses as experienced by teachers include feeling tired and experiencing physical ill health. It further emerged that the most severe phychological health consequenses were experienced in the form of feelings of helplessness and feeling emotional or wanting to cry. Teachers’ lack of work productivity and motivation were the most severe behavioural consequense because of the experience of power abuse as psychological violence. Teachers’ personal and family relations and teachers withdrawing socially were the most evident social consequense due to negative experiences. The findings from the study indicated that teachers experience power relations as psychological violence in various forms and that it is highly prevalent. The research results have shown that teachers identified many dimensions of power relations, such as management styles, the perception or experience of someone’s power or “weak point”, possessing no power or status, female teachers being treated in a subordinate manner and racial or cultural differences of others as a contributer to abuse power in relationships at school. This study contributes towards the power relations and psychological violence literature in general and in particular, teachers’ experiences in South Africa. In the light of the findings the study recommends that teacher support programmes should be put in place in order to address the experience of power relations as psychological violence.
