I came out of the shadows: South African transgender wellbeing and liminality

Abstract in English and Zulu / This qualitative study set out to discover the lived experiences of South African transgender individuals within the liminal space of having been confirmed for gender affirming surgery, yet who have not completed their surgery. The aim included seeking out how participants’ wellbeing was affected by being within this liminal space. Six participants were recruited in Johannesburg, Pretoria and Cape Town. Thematic analysis was used to derive themes from the transcripts. Themes included coming out; relationships; wellbeing; misgendering/misnaming; support; public and private medical care; and liminality. The state of teacher-learner relations in a culturally diverse grade 10 classroom in Gauteng Province : a social wellness perspective

Abstract in English, Zulu and Sesotho / The study set out to investigate the state of teacher-learner relationships in a culturally diverse Grade 10 classroom from a social wellness perspective. The views of teachers and learners who were purposively sampled as study participants were explored on issues relating to the phenomena under study. A triple integrative theoretical lens comprising three theories, namely, Ubuntu theory, the self-system theory and the social wellness theory were used to guide this study. These theories collectively view the social system as influencing individuals’ attitudes, beliefs, feelings, and relationships with others, and as determining individuals’ development of the total self and identity, ultimately. The study is qualitative in nature and hence employed the interpretivist paradigm as well as the case study design. The case was a multicultural secondary school located in Gauteng Province, South Africa. Data were collected from participants using an open-ended questionnaire and structured interviews. Data collected through the open-ended questionnaire were analysed using Creswell’s (2009) sequential steps for data analysis, while data from structured interviews were analysed through Tesch’s (1990) steps of data analysis. Analysed data was interpreted from the participants’ viewpoint and discussed in relation to related literature. Several themes were identified from the analysed data and these answer the research questions. Generally, the findings reveal that in the case school, the teacher-learner relationship is positive, and that the cultural diversity in the school is recognised, acknowledged, valued, and embraced. Basically, the case school embraces the values of Ubuntu. The researcher managed to generate a new theory called the ‘Self with Others Wellness Theory, derived from the study’s findings which embraces the African values of Ubuntu. Therefore, the study contributes and adds to existing theory, and is valuable for guiding and informing policy. Owing to the high crime rate in South Africa, one of the continuous stressors security personnel experience might be fearing for their lives. If security personnel fail to use effective coping strategies they will remain stressed, and this may have a negative impact on them, and their organisation or community. Challenges such as work stress in the South African security industry have not been comprehensively researched or documented (Sibanyoni, 2014). Consequently, no South African questionnaire measuring coping with stress or a stress management model for dealing with stress in a security environment, could be found. Research purpose: The general aim of the research was to develop a valid and reliable coping questionnaire and stress management model for high stress security occupations. Research methodology: A questionnaire development process, as suggested by scientific literature, was followed. The process entailed (1) determining coping strategies by means of a literature review, (2) developing the coping questionnaire, (3) administering the questionnaire to the target population, and (4) statistical analysis. The stress management model was developed by combining the results of the confirmatory factor analysis (CFA) and canonical correlation analysis (CCA). The development of the questionnaire was based on a sample of 381 active duty security personnel working in a high stress security environment in South Africa. Main findings: The study resulted in the development of a psychometrically sound 39-item questionnaire. The following 12 empirically validated healthy and unhealthy coping strategies were identified: (1) social support, (2) group cohesion, (3) physical exercise, (4) relaxation, (5) social media addiction, (6) healthy sleeping habits, (7) healthy diet, (8) training, (9) humour, (10) religion, (11) avoidance, and (12) denial. CFA confirmed both the construct and content validity, and composite reliability. The questionnaire was found to be invariant, and could thus be applied to different groups in high stress security occupations. A stress management model indicating the interrelationship between personality and coping was also developed. Contribution/value-add: The main contribution of this study was the development of a valid coping questionnaire and stress management model. By identifying the specific coping strategies, targeted stress management interventions could be developed. This could contribute to the overall wellness of security personnel working in high stress occupations, resulting in a healthy organisation and sound relationships with the community. Security organisations could also use the model during assessments to identify candidates with personality traits that would lead to healthier coping strategies, thereby selecting personnel that could better adapt to a security environment. / Oriëntasie: Sekuriteitspersoneel werk in ’n hoë risiko en gevolglik ’n stresvolle omgewing. Navorsingsmetodologie: ’n Vraelys ontwikkelingsproses, soos deur wetenskaplike literatuur voorgestel, is gevolg. Die proses het die volgende behels: (1) die vasstel van die streshantering strategieë deur middel van ’n literatuuroorsig, (2) die ontwikkeling van die streshanteringsvraelys, (3) administrasie van die vraelys aan die teiken populasie en (4) statistiese analise. Abstract in English, Afrikaans and Zulu / The general aim of the research was to investigate the components and nature of a psychosocial framework for conflict management in organisations. The research investigated the way in which such a framework manifests by exploring the relationship dynamics between the antecedents (leadership, organisational culture and employee voice), mediators (employee engagement and organisational trust), and outcome variables (conflict management – conflict types and interpersonal conflict handling styles), as moderated by socio-demographic factors (race, gender, age, qualification, job level, income level, tenure, employment status, trade union representation, trade union membership, sector, employee numbers, organisational size, employee engagement programme). The associations between individuals’ personal and organisational characteristics were further explored to determine significant differences between these variables. A quantitative cross-sectional survey was conducted amongst a non-probability sample of adult workers who were employed in South African-based organisations (n = 556). Canonical correlation analysis, mediation modelling, and structural equation modelling were conducted to identify the core empirical components of the framework. A critical review of the interrelated dynamics of the framework components revealed that the mediating variables of employee engagement (job engagement and organisational engagement) and organisational trust (commitment, dependability, integrity) were vital in intensifying the direction and strength of the link between leadership behaviour, organisational culture, conflict types (task, relational, process and status conflict, group atmosphere and conflict resolution potential), and various interpersonal conflict handling styles (integrating, avoiding, dominating, obliging, compromising). Stepwise multiple regression revealed that number of employees, a formal employee engagement programme, and job level were the three most important socio-demographic variables to consider in a conflict management framework, followed by age. The hierarchical moderated regression analysis showed that age, union membership, job level, number of employees, and formal employee engagement programme were important moderating factors to consider in the framework. Tests for significant mean differences indicated significant dissimilarities in terms of the socio-demographic variables. Theoretically, the study advances the understanding of conflict management behaviour and its antecedents in the South African workplace. The empirically tested psychosocial framework informs workplace conflict management interventions from an employment relations perspective which may contribute to enhanced organisational performance. / Die algemene doel van die navorsing was om ondersoek in te stel na die komponente en aard van ʼn psigososiale raamwerk vir konflikbestuur in organisasies. I came out of the shadows: South African transgender wellbeing and liminality

Text in English with abstracts in English and isiZulu / This qualitative study set out to discover the lived experiences of South African transgender individuals within the liminal space of having been confirmed for gender affirming surgery, yet who have not completed their surgery. The aim included seeking out how participants’ wellbeing was affected by being within this liminal space. Six participants were recruited in Johannesburg, Pretoria and Cape Town. Thematic analysis was used to derive themes from the transcripts. Themes included coming out; relationships; wellbeing; misgendering/misnaming; support; public and private medical care; and liminality. Abstracts in English, Afrikaans, Zulu and Arabic / The Middle East has a rising demand for public relations (PR) professionals because many of the oil-producing countries in the region are implementing radical transformational strategies to develop their non-oil sectors to safeguard future generations. PR professionals in the region are challenged by volatile environments in which there are on-going conflicts and wars. However, PR in the Middle East is key to engagement in its complex social, economic and political climate. Information and communication technology has captured the attention of organisations in the Middle East, by contributing to the evolution of PR practices from monologue to dialogue and from control to engagement. Against this background, the study explored critical PR and PR activism in the Middle East. Critical PR radically changes the traditional approach of PR, from asking how it can assist organisations to be more efficient, to asking what its role is in society? It advocates that the PR professional act as the facilitator of debate, dialogue and even dissent, and to encourage public input, thereby influencing public policies to develop long-term, transformational programmes that benefit society. This study explored the theoretical characteristics of critical PR elements and the principles of online organisation–public relationships. These characteristics and principles were further explored and measured by a quantitative self-administered web-based survey and one-on-one interviews with PR professionals in the Middle East Public Relations Association and from leading listed Middle Eastern organisations. / Die Midde-Ooste het 'n toenemende behoefte aan professionele persone in die gebied van openbare betrekkinge en PR. Towards pro-conservation attitudes and behaviour by local communities bordering protected areas in South Africa

Biodiversity must be conserved while improving community wellbeing. An increased understanding of key influences on pro-conservation attitudes and behaviour is essential for the future of successful conservation and the creation of realistic solutions for poor communities. Knowledge gaps exist regarding intangible benefits and losses, as well as the relationship between benefits, losses and pro-conservation attitudes and behaviour. Furthermore, there are less qualitative studies in this field than quantitative, nor are there many that include the perspective of park staff. This research followed a novel comparative multiple-method qualitative approach, using contrasting case studies and borrowing from grounded theory. Three nature reserves were selected, each involving two constituencies – (i) the local community and (ii) protected area staff. Individual interviews, focus group interviews, mapping, and adapted nominal grouping technique were used to collect data. The data were first analysed question-by-question for each case study, followed by cross-case analysis which resulted in meta-themes for each research objective. In each case study, benefits and losses were ranked to indicate their level of importance. Key tangible benefits were employment, access to natural resources and support for schools. Intangible benefits drew less focus, but comprise key influences, such as visiting the park, environmental education, information dissemination, and involvement. These benefits emerged again as aspects that would improve future positivity if more of each could be provided. Key losses were lack of/limited access to the reserve as visitors, insufficient employment, fear of wild animals and lack of involvement/interaction. Findings indicate that communities have a range of responsibilities towards the reserve (some of which are self-imposed), and a strong sense of custodianship. Exclusion from responsibility led to negative attitudes. Good relationships resulted in fewer poaching incidents, although locals are hesitant to report subsistence poaching. Areas of non-alignment between the perceptions of both constituencies highlight areas for rectification, such as parks acknowledging the losses perceived by communities; knowing which benefits are most important to communities; and highlighting benefits not mentioned by communities. The meta-themes were used to construct a data-derived ‘Theory of Influences on Pro-conservation Attitudes and Behaviour’, which indicates how relationship is shaped by benefits, losses, detractors and facilitators; and includes solutions to increase positive attitudes. To drive practical application of the theory, recommendations for park managers and local communities are provided. Finally, this study was integrated with existing literature to develop the ‘People-Parks Win-Win Framework’ – a comprehensive representation of the influences on people-park relationships – which has not been done before. The study makes methodological, theoretical and practical contributions.
