The mediating role of workplace spirituality on perceptions of transformational leadership, organisational commitment and employee satisfaction within a sample of South African Muslim teachers.

This study evaluated the mediational role of Muslim School teachers‟ workplace spiritualty on perceptions of principal behaviour, individual job satisfaction and organisational commitment. In this regard The Meaning and Purpose at work scale of spirituality (Ashmos & Duchon, 2000) was administered, the Transformational leadership Inventory (Podsakoff et al,1990), the Organisational Commitment Questionnaire (Mowday, Steers & Porter, 1979), and a measure of job satisfaction (Warr et al, 1979) to a sample of 219 Muslim School teachers‟ throughout Gauteng South Africa. Results stemming from Pearson Product Moments correlations and latent variable Structural Equation modelling were used to determine the relationships between these variables and test the mediational model. Results indicated that Muslim school teachers‟ regard their workplaces as catering to their spiritual needs, and are very satisfied and committed towards their organisation. Perceptions of WPS and leadership were found to significantly predict both job satisfaction and organisational commitment. Feelings of workplace spirituality were found to partially mediate between teachers‟ perceptions of their leader and their job satisfaction. Workplace spirituality was also found to mediate between teachers‟ perceptions of their leaders‟ behaviour and their organisational commitment. This paper concludes with the implications of these findings and directions for future research within this field.

It is becoming evident that spirituality in the workplace is not only having an effect on a personal level through dimensions such as improved well-being, greater connectedness, self-awareness and wholeness, but also improving organisational performance and giving organisations a competitive edge. The objective of this research document is to illustrate the relationship between Spiritual Leadership and positive Organisational Performance. Employees are coming to work for more than just economic prosperity; they are searching for meaning in their work and spiritual leaders need to transform business to enhance not only the well-being of employees and help them with their search for meaning, but also increase their performance excellence. One of the most important new strategic drives for leaders is to be spiritual leaders and therefore create a place of work which provides both a challenging work environment and a work environment which provides a sense of meaning for employees. Spiritual leadership leads to the transformation of the workplace into an environment which incorporates productivity, wholeness, meaning, creativity and connectedness. / AFRIKAANSE OPSOMMING: Die integrasie van spiritualiteit in die werksplek lei tans tot 'n verandering in die lewens van besigheidsleiers en werkememers. Dit is besig om duidelik te word dat spiritualiteit in die werksplek nie net 'n invloed het op 'n persoonlike vlak deur faktore soos verbeterde gesondheid, groter verbondenheid, self-bewustheid en heelheid het nie, maar dat dit ook lei tot 'n verbetering in besigheids prestasie en dat dit besighede 'n kompeterende voordeel kan bied. Die oogmerk van hierdie studie is om die verhouding tussen spirituele leierskap en verbeterde besigheids prestasie toe te lig. Werknemers gaan werk toe op soek na meer as net ekonomiese vooruitgang; hulle is op soek na betekenis in hul werk en die spirituele leier moet besigheid vervorm om nie net die welstand van die werknemer te verbeter en hulle met hul soektog na betekenis te help nie, maar ook werksprestasie verbeter. Een van die belangriskte nuwe strategiese rigtings vir beisgheidsleiers is om spirituele leiers te wees en daardeur 'n werksplek te skep wat beide 'n uitdagende werksomgewing is, sowel as 'n werksomgewing waarin die werknemer betekenis kan vind. Spirituele leierskap lei tot die transformasie van die werksplek tot 'n omgewing wat produktiwiteit, heelheid, betekenis, kreatiwiteit en verbondenheid insluit.

Spiritual Well-being, Job Meaningfulness, and Engagement for Human Resource Managers

Employee engagement is a significant problem for leaders in most organizations today. Though many reasons are given for the growing number of disengaged employees, little is understood about what role spirituality in the workplace may play into employee engagement. Humanocracy theory guided the study on three aspects of workplace spirituality, employee engagement, and meaningfulness of work. An online survey combining elements of a Spiritual Well-being Scale, the Work and Meaning Inventory, and the Utrecht Work Engagement Scale was administered to 325 human resource managers. Linear multiple regression results showed a strong negative correlation between spiritual well-being and job engagement, and no significant correlation between spiritual well-being and workplace meaningfulness, which contradicted findings in the literature. Results indicated the need for future research and to further refine a working definition of spirituality as it applies to the workplace and to identify or redefine traditional variables to better assess engagement and meaningfulness within a new workplace landscape. The findings may also be indicative of how the landscape of traditional workplace culture is shifting with the values and motivations of a workforce of newer generations. The findings of this study make apparent the urgency to rethink the definition of spirituality and its application to the workplace and employee engagement. The workplace today is often a barometer of societal norms and values. Understanding the need for new ways to view engagement, spirituality, and meaning has the potential to extend beyond the organization to the communities and society the organizations exist within and serve.

Beliefs that Matter: Workplace Religiousness and Spirituality Across Cultures

This dissertation takes a sharp methodological turn from prior research on religiousness, spirituality, and culture in organizations by making advances in the study of the structure and role of workplace religio-spiritual beliefs, combining a critical review, theory building, and two empirical sections. The research is based on the premise that the study of individual psychology has yet to address the cross-cultural and domain-specific nature of religio-spiritual beliefs that come to mind naturally in everyday work situations. First, after a case is made for the study of religio-spiritual beliefs, a critical review of the literature provides a comparison of 90 content-based measurement models, and is followed by implications for improving future measurement and research. Second, a conceptual discussion recommends a way forward for a domain-specific conceptualization of religiousness and spirituality and sets a framework for improving methodology, drawing from grounded theory, integral theory, and sense-making methodology. Third, a bottom-up exploration of the religio-spiritual beliefs induced by a variety of workplace situations is conducted through interviews of informants from six major faith traditions, plus the spiritual-but-not-religious. From the analysis, workplace situations, associated beliefs, and mental modules are structured according to the four quadrants of the Workplace Integral Model, each quadrant typified by a different workplace-grounded existential dilemma. Fourth, a higher level of religio-spiritual cognition is accessed through a sense-making methodology, revealing why and how work-related thoughts, self-concepts, and experiences become imbued with religio-spiritual significance, as illustrated in eight modes arranged on a Religio-Spiritual Sense-Making Circumplex. It is hoped that these findings can help set a foundation for future progress with research methods, measurement models, and theory building focused on the religio-spiritual thoughts of a diversity of people in the workplace. / Thesis / Doctor of Philosophy (PhD)

The role of spirituality in the wellbeing of community health care workers at Temba Community Development Services

The research focused on employee wellness and explored and described the role of spirituality in the wellbeing of CHCWs of HIV/AIDS patients. It was important to determine how CHCWs dealt with the stress of caregiving, due to the increasing number of HIV infections and burden on government resources. The approach was a phenomenological qualitative study using faceto- face interviews to collect data from a purposive sample of eight CHCWs from a population of 250 at Temba. The audio-recorded interviews were transcribed verbatim and analysed for emerging themes using thematic analyses. The research findings provided evidence that spirituality impacted positively on the wellbeing of the CHCWs by providing the coping mechanism to deal with stress. The conclusions drawn were that personal and organisational wellbeing operated at an optimal level due to the influence of spirituality. Recommendations were that formalised spiritual programmes were offered as a tool to equip CHCWs in their duties. / Industrial and Organisational Psychology / M. Com.
