[pt] Esta dissertação tem como propósito analisar o processo de gerenciamento cultural da Embratel, já no período pós- privatização, no qual ocorreu o alinhamento dos valores da organização em torno dos valores da subcultura de finanças, que assumiu papel dominante, e verificar seus impactos no desempenho organizacional. A empresa enfrentou uma crise em seus resultados, em meio a alterações no ambiente externo, o que levou a reformulação de seus objetivos estratégicos, que passaram a ter mais foco na geração de resultado. Através de uma análise qualitativa, com a abordagem de estudo de caso e modelos que relacionam a emergência de subculturas, a cultura e o desempenho, procurou-se, através de pesquisa documental e de entrevistas semi-estruturadas, identificar as mudanças na cultura da empresa, o processo de concordância cultural e seus reflexos no desempenho financeiro, comparado a outras empresas do setor. Os resultados confirmam a literatura sobre o assunto, que indica que existe uma forte correlação entre a emergência de subculturas dominantes, períodos de turbulência interna e externa e mudanças na estrutura da organização e evidenciam a importância de algumas variáveis no gerenciamento da cultura voltada para o desempenho, como a estrutura de poder, o processo decisório, o processo de comunicação, o sistema de recompensas e os processos de seleção, treinamento e de avaliação. / [en] This essays focuses on analyzing Embratel (a large telecommunications company) cultural management, in the post privatization period, when organizational values got aligned with the values of the finance subculture, that emerged as the dominant subculture, and identify its impact in organizational performance. The organization, confronting with an hostile environment, faced a crisis in its results, that drove to a reformulation in its strategic objectives, that gained a financial focus. Through qualitative analyses, a case study was conducted relating the emergence of subcultures, culture change and performance. The research was based on a documental analysis and semi-structured interviews. The cultural agreement process and its impacts in financial performance were investigated. The conclusion of this study reinforces the hypothesis in the organization theory that indicates a strong correlation between the emergence of dominant subcultures, periods of external and internal turbulence, changes in the organization structure, showing the key influence of some variables in the cultural changing management process with focus on performance, such as: power structure, training, communication, reward, selection and evaluation systems and decision process.

Cultural Influence? : A study of organizational cultures and their possible influences on employees CSR commitment

In recent years, there has been a growing need and popularity for sustainable development as well as research within the field. One of the research fields within sustainability is corporate social responsibility (CSR), i.e., how organizations act and commit to sustainable endeavours that benefit the immediate environment. CSR research on the meso- and macro-level has been studied extensively since the last century, but the subfield of micro-level CSR research is quite underdeveloped and has only in the last few years obtained popularity (Aguinis & Glavas, 2012). Micro-level CSR research focuses on stakeholders associated with an organization (customers and employees) and examines how organizations ought to conduct CSR initiatives so that these stakeholders become engaged with them.  Within micro-level CSR research, scholars have examined how to increase employees' engagement with CSR, how employees' perception of CSR could be influenced by different mediators, amongst others. A recent study by Hejjas et al. (2019) examined how organizational culture might influence employees' engagement and perception. Hejjas et al. (2019) concluded that future research ought to examine subcultures' potential influence on employees' perception and engagement with CSR, which this thesis attempts to do. To examine subcultures' potential influence on employees, the thesis makes use of interviews because of the current Covid-19 pandemic, together with prior research advocacy for qualitative research in the field of micro-level CSR research.  The dissertation found elements that have given insight and understanding that would suggest that subcultures do have an influence on employees' perception of CSR as well as their engagement with the concept. The author argues that it is due to factors such as subcultures' decision-making power, their geographical location, the heterogeneity of employees, amongst others. Lastly, the thesis advocates for future research within a similar subject when the pandemic is over and with an observational methodology as prior research recommends it when examining cultures.

This Master's thesis focuses on the history of the hip hop subculture and the character of rappers and female rappers. The aim of this thesis is to analyze chosen hip hop media in the Czech Republic and to determine what is visual, content and also linguistic characteristic of the chosen Czech hip hop media and further to determine the role of rappers and female rappers therein. The thesis is divided into two sections, this being theoretical and methodical section. The theoretical section firstly examines the history of the hip hop subculture from the global perspective and its evolution in the Czech Republic. The first part of the history section focuses on the main milestones of the hip hop subculture history with the prevailing orientation on music, hip hop media, and other channels of its distribution. In the chapter describing the evolution of hip hop in the Czech Republic the thesis focuses on the development of the music genre, the introduction of the significant interprets and connection of the context with the other aspects of distribution of the hip hop subculture into the mainstream. Football is the biggest sport in Sweden with the most spectators and the biggest amount of generated money. Sweden though has the longest and most violent history of footballviolence compared to its Scandinavian neighbours, however not many studies exist about this topic in Sweden. This study focuses on the regular footballsupporters who use violence connected to football. The six persons in this study are not hooligans, they do not seek violence as a footballhooligan, still they admit that they have used violence in connection to footballseveral times. The purpose of this study is to get a broader understanding for the culture of violence within the Swedish footballsupporters. How come that individuals step inside a violent culture and what can we learn from their own stories in how they got in to participating violence and sustaining it. The study has together with three theoretical frameworks and previous studies explained how the culture of violence exist in Swedish supporterculture. It also gives an broader explanation to what it does to the individuals existing in the culture. The three theoretical framworks are Bourdieu’s habitus, Goffman’s dramaturgical theory and Elias’s the established and the outsiders toghether with previous studies focusing on subculture, policing in football and hooliganism in popular culture. The study consist of interviews with six swedish male footballsupporters in the ages between 23 and 28 years old. With their stories about their own experiences four themes were found in analysis, culture of violence, culture of loyalty, us vs. Them and subculture. The results in the study shows that the supporterculture works as a subculture, with its own norms, behavior and expectations on the individuals existing in the culture.

Politika metalové komunity v Praze / The Politics of Prague's Metal Scene

This thesis examines the potential links between political behavior and the Prague metal scene. Many authors have suggested theories on links between music and politics, but there are few empirical studies on the topic. This thesis focuses on one genre of music in one space and cultural context: heavy metal music in Prague, Czech Republic. The literature on metal subcultures claims that they exist to perpetuate rebellion and transgression, and that members of these subcultures reject "politics"; however, metal is seen as political in some cases. Because of this, it is hypothesized that metal subculture members will have negative opinions on the political system and political participation, and will express support for anti-system parties or ideas. These hypotheses are tested through a qualitative thematic analysis of interviews and survey responses from 22 members of Prague's metal subculture. It is found that members of the subculture vote at a similar rate to the rest of the Czech population, and that the majority of participants identify as center-right or right-wing. The participants expressed ideas that were critical of the political system and of society discourses relating to politics. It seeks to explore attributes based on which one can define a certain rap expression as the "real" one. The theoretical part includes the definition of the term subculture, main attributes of hip hop (sub)culture, and the definition of authenticity, the key concept of the dissertation. In dialogue with the findings of the hip hop studies of Western countries, this dissertation looks at the authenticity claims expressed in Czech rap music and the context and situations in which the question of authenticity of Czech rappers becomes important. The empirical part of the dissertation is based on the perspective of the insider research using a combination of qualitative methods: (1) semi structured interviews with twenty rappers (one of them female); (2) qualitative content analysis of selected rap lyrics; and (3) participant observation at different hip hop events. BPM: Cultural Alignment of Organizational Units : A Case Study of a German Shipyard

Purpose – This research aims to explore subcultures within a target organization that have been formed in different organizational units and investigate their interactions with a central business process. This will be done by analyzing how the subcultures of a German shipyard align with values that are supportive of a business process management (BPM) approach and how they might support or hinder those values.   Design/ methodology/approach – This research is constructed as a qualitative case study. An inductive approach is utilized to conduct semi-structured interviews. Data analysis is conducted by a thematic framework analysis.   Findings – The results of the research are factors that can not only hinder but also support BPM-supportive values. Those factors are continuous communication, engagement and motivation of the employees and an active process management.   Research limitations/implications – The transferability of this research to other organizations is limited, yet not negligible. Due to the highly context-based, cultural setting that is specific to any group of people. The research contributes to further understanding the holistic approach of BPM that is highly influenced by organizational culture and subculture and its values.   Practical implications – The result can be used to either prepare organizations for a BPM-initiative or give them guidance in assessing the factors that might hinder and support the BPM-supporting values of specific organizations.   Originality/value – The research contributes to further understanding the holistic approach of BPM that is highly influenced by organizational culture and subculture and its values.
