Perfil de competências de enfermeiros de uma instituição hospitalar da rede privada / Profile of nursess competences from a private healthcare institution

A preocupação com a identificação das competências individuais dos profissionais da enfermagem torna-se fator principal para o desenvolvimento dos processos de seleção, avaliação de desempenho e treinamento e desenvolvimento. Este estudo foi desenvolvido com o objetivo geral de construir um perfil de competências de enfermeiros e os objetivos específicos de conhecer a relevância atribuída, pelo enfermeiro, aos indicadores de comportamentos das competências e redefinir as competências conforme os comportamentos que as compõem. O método utilizado foi o descritivo, exploratório com abordagem quantitativa. A população foi constituída pelos 125 enfermeiros de uma instituição hospitalar da rede privada (UCE). As fontes utilizadas para a construção do instrumento de coleta de dados foram os indicadores de comportamento das competências estabelecidas pelo COREN-SP, as organizacionais e as do enfermeiro propostas na Unidade Campo de Estudo, totalizando 17 competências e 89 indicadores de comportamento. A análise de consistência mostrou a confiabilidade do instrumento com a exclusão de três indicadores de comportamento. Após essa análise e análise fatorial, foram excluídos 16 indicadores de comportamento que não se apresentaram importantes a nenhum fator. Utilizando-se os 70 comportamentos, obteve-se 14 fatores com diferentes números de comportamentos em cada um deles. Esses fatores formados foram diferentes das distribuições dos indicadores de comportamentos nas diferentes competências. Os novos fatores foram nomeados pelos enfermeiros e surgiram 13 novas competências. São elas: Capacidade Analítica (6 indicadores de comportamento), Resiliência Organizacional (7 indicadores de comportamento), Capacidade de Negociação (6 indicadores de comportamento), Gerenciamento de Conflitos (5 indicadores de comportamento), Gestão Ética(7 indicadores de comportamento), Liderança Compartilhada (6 indicadores de comportamento), Planejamento Assistencial (6 indicadores de comportamento), Gestão Criativa (6 indicadores de comportamento), Articulação de Pessoas(5 indicadores de comportamento) e de Equipes (4 indicadores de comportamento), Liderança Arrojada (4 indicadores de comportamento), Capacidade Resolutiva (1 indicadores de comportamento)e Líder Coaching (5 indicadores de comportamento). Para os enfermeiros de uma instituição privada, observa-se que para o cargo gerencial, os indicadores de comportamento das competências são mais relevantes do que aqueles que estão ligados diretamente com a assistência ao paciente. Os indicadores de comportamentos que são relacionados a desenvolvimento de pessoas, tomada de decisão, delegar com autonomia e responsabilidade, gerenciamento de custos, comunicação, negociação, ter a visão do negócio, entender o cenário e o mercado que a instituição está inserida, ousadia, novos projetos, inovações, criatividade e sugestão de melhorias, não estão muito evidentes para os enfermeiros de um modo geral. Com este estudo evidenciou a necessidade de traçar um plano de desenvolvimento dos enfermeiros quanto às competências específicas para as suas áreas de atuação, além de validar as novas competências e seus indicadores de comportamento. / The concern about individual competences identification in nursing professionals becomes the main factor in the development of Recruitment Processes, Performance Evaluation and Training & Development.This study was developed with the general goal of designing a competence profile of nurses and the specific objectives of knowing the given relevance, by nurses, to the behavior indicators of competence and redefine the competences according to the behavior which composes them.The method used was the descriptive, explorer with quantity approach. The population was made of 125 nurses from a private healthcare institution (UCE).The resources used to build the data collection instrument were the competence behavior indicator stablished by COREN-SP, the organizational and the Nurses ones, proposed in Campo Belo Unit with an overall of 17 competences and 89 behavior indicators.The consistency analysis showed the instrument reliability with the exclusion of 3 behavior indicators.. After this factor analysis, 16 indicators were excluded for not showing importance in any factor. Making use of the 70 behaviors, 14 factors with different numbers of behavior in each of them were obtained. These obtained factors were different in the behavior indicator distribution in the different competences.The new factors were named by the nurses and 13 new competences arose. Those are: Analysis Capacity (6 behavior indicators) Organizational Resilience (7 behavior indicators), Negotiation Capability (6 behavior indicators). Conflict Management(5 behavior indicators), Ethical Management (7 behavior indicators), Shared Leadership (6 behavior indicators), Assistence Planning (6 behavior indicators), Creative Management (6 behavior indicators) People Articulation (5 behavior indicators),Team Articulation(4 behavior indicators), Bold Leadership(4 behavior indicators), Resolution Capability (1 behavior indicator) and Coaching Leader (5 behavior indicators).For the nurses from a private instution, it is observed that for managing positions, the behavior indicator of competences are more relevant than those directly related to the straight assistence to patients. The behavior indicators which are related to people development, decision making, delegating with independence and responsibilty, cost management, comunication, negotiation, business vision, understand the scenario and market in which the institution is in, boldness, new projects, innovation, creativity and suggestions for improvement, are not really evident for the nurses in a general way. With this study it was highlighted the need of designing a development plan for nurses regarding specific competences in their areas, besides validating the new competences and behavior indicators.

Ordem de nascimento e decisões de carreira: um diálogo entre a psicologia individual e as carreiras contemporâneas / Birth order and career decisions: a dialog between individual psychology and contemporary careers

Nas últimas décadas, transformações políticas, sociais e econômicas alteraram as configurações do mundo do trabalho. A carreira, antes baseada em modelos organizacionais hierárquicos, começou a ser compreendida em termos da percepção individual sobre a sequência de experiências de trabalho no decorrer da vida. Se antes era possível estudá-la a partir de grandes escolhas iniciais, o foco passou a incidir sobre as decisões tomadas continuamente, ao longo de toda a carreira. Frente a esse cenário, surgiu uma demanda por estudos multidisciplinares que permitissem compreender a influência de fatores individuais sobre as decisões de carreira. A Psicologia Individual de Alfred Adler, com sua abordagem teleológica e de ênfase à subjetividade dos indivíduos, apresentou-se como uma perspectiva teórica adequada para esse fim. Dentre os constructos da Psicologia Individual, este estudo empregou a ordem de nascimento, em duas conceituações: posição do indivíduo na ordem de sucessivos nascimentos em sua família (ordem cronológica de nascimento) e interpretação do indivíduo para sua situação no quadro familiar (ordem psicológica de nascimento). Com o propósito de ampliar o conhecimento acerca dos motivos na tomada de decisão, realizou-se uma pesquisa descritiva e quantitativa com uma amostra não probabilística de 279 profissionais brasileiros que iniciaram suas carreiras há pelo menos 15 anos. A coleta de dados foi realizada por meio de questionário eletrônico e, para a análise inferencial dos dados, utilizaram-se testes não paramétricos (Friedman, Mann-Whitney, Kruskal-Wallis e Qui-Quadrado). Os resultados das análises estatísticas revelaram associações significativas entre a ordem de nascimento - tanto cronológica como psicológica - e a importância atribuída a diversos motivos de decisão na carreira, reforçando a relevância das percepções individuais sobre situações vividas na infância na compreensão de motivações no desenvolvimento de carreira. A maior parte dos achados corroboraram descrições de Adler para as diferentes posições familiares de nascimento. Os resultados também destacaram a influência temporal sobre a importância atribuída aos motivos de decisão. Recomendam-se novas pesquisas para o aprofundamento dos achados, em outros arranjos familiares e grupos culturais, bem como a abordagem de outros constructos Adlerianos nos estudos empíricos do desenvolvimento de carreira. / In recent decades, political, social and economic changes have modified the settings of the working world. The career, which was previously based on hierarchical organizational models, has begun to be understood in terms of the individual perception about the sequence of work experiences throughout life. At first, it was possible to study careers from the big initial choices, but the focus has now shifted to the decisions continuously made throughout the career. Against such a background, it has emerged a call for multidisciplinary studies allowing for the understanding of the influence of individual factors on career decisions. The Individual Psychology of Alfred Adler, with its teleological approach and emphasis on the subjectivity of individuals, was presented as an appropriate theoretical perspective for this purpose. Among all the constructs of Individual Psychology, this study has employed birth order on two different concepts: the individual\'s position in the order of successive births in the family (chronological birth order) and the way the individual interprets his situation in the family context (psychological birth order). With the purpose of increasing the knowledge about motivations in decision making, a descriptive and quantitative research was carried out with a non-probability sample of 279 Brazilian professionals who began their careers at least 15 years ago. Data collection was performed using an online survey and inferential data analysis used nonparametric tests (Friedman, Mann-Whitney, Kruskal-Wallis and Chi-Square). The results of statistical analysis demonstrated significant associations between birth order - both chronological and psychological - and the importance attributed to several motives in career decision, reinforcing the relevance of individual perceptions of childhood situations to the understanding of motivations in career development. Most research findings have corroborated Adler\'s descriptions to the different positions of birth in the family. The results have also highlighted time influence on the importance assigned to the various motives in career decision. Further research is recommended to explore these findings in other family arrangements and cultural groups, besides the approach of other Adlerian constructs in empirical studies of career development.

[pt] Analisar as trajetórias de formadores de professores para as séries iniciais do ensino fundamental, que atuam no curso de Pedagogia em Universidades do Rio de Janeiro, constitui o objetivo dessa pesquisa. Através de relatos orais, foram trabalhadas as histórias de vinte professores formadores, tendo como interlocutor privilegiado, Pierre Bourdieu. A análise desses relatos teve como finalidade compreender como se deu nesses formadores a construção das disposições para a docência e para a atuação na formação de professores das séries iniciais em cursos de Pedagogia. Partindo da questão central sobre como cada um dos entrevistados se tornou professor, o roteiro das entrevistas abordou aspectos relacionados à socialização familiar, à trajetória escolar, à escolha da profissão e à trajetória profissional desses professores, com o objetivo de buscar vestígios dos processos de socialização nas disposições que orientam suas atuações como formadores. Com relação à questão central, o que apareceu foi a diversidade de trajetórias e das razões que os levaram a optar pela profissão e pela formação de professores para as séries iniciais. Destaca-se aí a multiplicidade de fatores que se interpenetraram favorecendo uma opção ora interpretada como vocação, ora como uma escolha do necessário ou como uma opção feita em função das oportunidades concretas que foram se colocando. Quanto aos vestígios dos processos de socialização pré-profissionais, emergiram a força dos investimentos de suas famílias na escolarização e das imagens modelares, sobretudo para a escolha profissional, confirmando-se a perspectiva de que as estruturas de um habitus anterior comandam o processo de estruturação de novos habitus a serem produzidos por novas agências socializadoras. No que se refere à socialização profissional evidenciou-se a importância das entradas na profissão e das primeiras experiências profissionais para a construção de suas identidades profissionais e das representações sobre o Curso de Pedagogia, sobre a formação de professores e sobre o campo em que exercem sua profissão. O que apareceu foi um grupo profissional marcado por diferenças relativas aos volumes de capital econômico, cultural e social, à formação recebida, às disposições em relação aos estudantes, às identidades profissionais, às estratégias acionadas para movimentarem-se no campo em que atuam. Afastando-se ou recuperando histórias vividas ao longo de suas trajetórias, esses professores constroem suas próprias práticas pelas quais reagem às condições sociais nas quais estão inseridos. / [en] The aim of this research is to analyse the trajectories of former teachers for the first levels of basic education, that work in the course of Pedagogy in Universities of Rio de Janeiro. Through oral reports, I could work on the histories of twenty former teachers, having as principal interlocutor, Pierre Bourdieu. The analyse of those reports had as main finality to understand how the construction of the inclinations to work as a teacher in courses of Pedagogy and to work for the formation of other teachers of the first levels of basic education was born within those teachers. Starting from the central question about how each one of those who took part in the research became a teacher, the schedule of the interviews approach aspects related to familiar socialization, to scholar trajectory, to profession s choice and to the professional trajectory of those teachers, in order to search for traces of socialization process concerning to the dispositions that drive their work as former teachers. In relation of the central question, what came out was the diversity of trajectories and reasons that brought them to choose that profession and the formation of other teachers for basic education. I could point there the multiplicity of aspects that helped each other provoking the option understood in one hand as vocation, in the other hand as a necessary choice or as an option chosen in face of concrete opportunities that were put on the way. About the traces of the socialization process pre-professionals, I could note the strength of the investment of their families concerning to schoolarization and the strength of the model images, specially for the profession s choice, confirming the perspective that the structures of the previous habitus command the process of construction of new habitus to be produced by new socializing agencies. In relation to the professional socialization, it s clear the importance of the entrances in the profession and the first professional experiences for the construction of their professional identities and the representations about the course of Pedagogy, about the formation of teachers and about the field where they exercise theirs profession. What came into view was a professional group marked by differences related to the volume of economic, cultural and social capital, to the received formation, to disposition applied to students, to professional identities, to strategies to work in the field where they work. Moving away or recovering histories lived on the way of their trajectories, those teachers build their own practice where they react to the social conditions where they are put in.

Le départ des associés de sociétés professionnelles / Exiting of professional companies

Les sociétés professionnelles, même si elles ne bénéficient pas d'une définition établie sont celles par lesquelles les professionnels libéraux choisissent d'exercer en groupe. Au titre de celles-ci les sociétés civiles professionnelles et les sociétés d'exercice libéral sont de loin les plus répandues. Dans tout exercice d'une profession au moyen d'une structure sociale, existe le risque de voir des intérêts s'affronter, ou survenir des circonstances imprévues. Il faut entendre sous le terme de « départ », plusieurs situations qui représentent des manières intentionnelles ou non de quitter la société. Il peut ainsi s'agir du retrait volontaire de l'associé, de la cession de ses parts, mais également de son exclusion, voire de son décès. S'il convient tout d'abord d'évoquer les différentes hypothèses permettant ou imposant à l'associé de sortir de la structure, il faut également en étudier les conséquences, nécessairement importantes, tant pour l'associé que pour la société. S'agissant de professionnels libéraux, les questions de la responsabilité professionnelle, de l'obligation aux dettes et du non rétablissement sont primordiales. Enfin, il ne faut pas négliger les conséquences fiscales de ce départ, tant pour l'associé sortant que pour la société. La présente étude devrait offrir une utilité pour tous les professionnels libéraux, et plus spécialement ceux du droit, du fait de l'éparpillement actuel des règles juridiques. / "Professional" companies, even if they do not have an accurate definition, are those by which the self-employed professional choose to practice in group. The most widespread are the “sociétés civiles professionnelles” (civil professional companies) and the “sociétés d'exercice liberal” (commercial professional companies). In every professional exercise, by means of a social structure, lies the risk to assist to conflicts between some interests, or the occurrence of unexpected circumstances. By the notion of « exiting », we must include several situations which represent intentional or unintentional ways to leave the company. The voluntary withdrawal of the associate is one of many, such as the transfer of his share and also his possible exclusion or even his death. Considering the various possibilities allowing to the associate to leave the structure, it is as well required to examine the necessarily important consequences, both for the associate and the company. Regarding professional companies, the questions of the professional liability, the obligation to the debts and the non-re-establishment clauses are fundamental. Finally fiscal consequences regarding this kind of departure must not be neglected both for the associate and the company. The present study should be useful for the whole professional corporations and more specifically those of the Law, due to the current dissipation of the legal rules.

Game-Enhanced Simulation as an Approach to Experiential Learning in Business English

This dissertation aims to integrate various learning approaches, i.e., multiple literacies, experiential learning, game-enhanced learning, and global simulation, into an extracurricular module, in which it remodels traditional ways of teaching input, specifically, the lexical- and grammatical-only approaches of business English at a private university in Bangkok, Thailand. Informed by those approaches, a game-enhanced simulation was specifically designed as an experiential space for L2 learners to experience the dynamic and real business contexts of language use. A strategy-simulation video game, RollerCoaster Tycoon 3 Platinum (RCT3), was selected and used in the implementation of the pilot course. The game was embedded in a global simulation of two amusement park companies – where students worked in groups of five to form characters and socially interact with others. The global simulation involved learners in a sequence of genre-based (e.g., memoranda and business presentations) and technology-based tasks (e.g., using Gmail, Google Docs, and LinkedIn). Ten second-year students from five disciplines – Accounting, Logistics Engineering, Technology and Creative Business, Logistics Management, and Airline Business Management, participated in the study. Within this game-enhanced simulation, it turned out that each student simulated the role of a department head that was relevant to her or his discipline, for example, department heads of Financial Management, Technical Service Management, Customer Relationship Management, Legal and Operations Management, and Human Capital Management. The findings show that the learners' interactivity within the gameplay depicted the pedagogical affordances of RCT3 for a business English simulation, that is, exploratory interactivity, goal-orientedness in gameplay, goal-orientedness for roleplaying, and emergent narratives. The data present how this videogame features an interplay between two game perspectives – ludology and narratology. That is, ludic affordances in RCT3 could be activated in a narrative system: meaningful personal or emergent narrative by well-designed global simulation tasks. The simulations were established through students’ interpretation and creativity in gameplay and roleplay as related to their disciplines. Moreover, the game-enhanced simulation appeared to provide learners with an effective social context for promoting global English development and professional identity formation, which moved them beyond the learning practices of traditional coursebooks and classroom settings. Students of the study had opportunities to use professional Discourses related to their disciplines as ways to establish their desired identities within the simulated global workplace.

The role of the Head of Department in the professional development of educators

Undertaken from a distributed leadership theory perspective, this qualitative study attempts to gain understanding regarding how heads of department develop educators within the organisational context of different schools and departments. A Based on existing literature, a detailed discussion is provided on what professional development is, the conditions needed for effective professional development, professional development strategies, distributed leadership theory and the functioning of heads of department and subject departments within the current policy framework for professional development in South African Schools. Two fee-paying and two non-fee-paying schools were selected and interviews were conducted with heads of department from single subject (unitary) and multi-subject (federal or confederate) departments in each school. The data was transcribed, coded, inductively analysed and related to the research question(s). A full description and analysis of the data is provided. The findings confirm that with change being demanded from above and from outside schools, it cannot be ignored that heads of department are a key link between principals and the teachers in their classrooms. This supports the view that heads of department have formal responsibilities and accountabilities and that they wield a horizontal and a vertical influence. (Educational Psychology) / This study investigates the first year of education and training of students enrolled for. the M.Ed. degree in Educational Psychology with the view to describing and also explaining pertinent problems and processes of professional development, especially with regard to reflective practitioning and the role of experiential learning. The rationale for the investigation was involved from major policy documents which addresses the issue of knowledge and the novice practitioner in the dynamic and challenging milieu of reconstruction and development in South African education. The report of the study commences with a theory framework in which reflective practitioning, experiential learning and professional development are explicated. An important distinction in the literature review is the two main emphases in professional training, namely the normative professional curriculum and the dialectic professional curriculum. Both the theory of reflective practitioning and experiential learning are viewed as exponents of the dialectic curriculum in which contemporary theory of constructivism as view of learning is embedded. In this view a reflective practitioner is considered a lifelong self evaluative learner. In conjunction with the perspective of reflection in practice, experiential learning is viewed as potential knowledge. Rounding off the literature review, various models of reflective practitioning are included emphasising the role of the facilitator as guide and as leader. The theory framework is complemented by a chapter on the design of the field study, substantiating the choice of the format and methods of data collection and analyses with views from the body of knowledge on qualitative research. The field investigation is reported in the ensuing chapters presenting examples of data collection and analyses procedures.

The psychologist-lawyer dynamic in industrial psychologists’ psycho-legal activities

M.Phil. (Industrial Psychology) / The objective of this study was to determine the psychologist-lawyer dynamics, prevalent in the psycho-legal activities of industrial psychologists. In order to reach this objective, repertory grid interviews were conducted with 10 participants, all of whom were industrial psychologists experienced in psycho-legal activities. During the interviews, the participants were asked to contrast their experiences in terms of the psychologist-lawyer dynamics, by eliciting similarities and differences between the psycho-legal cases which they identified. From the contrasts obtained in the interviews, the data were analysed in three consecutive stages, namely eyeball analysis, bootstrapping analysis, and the interpretation and sense-making of the themes. In the first stage of analysis, the repertory grids of the participants were scanned holistically to identify personal constructs. In the second stage of analysis, the personal constructs were categorised into themes, based on a process of continual scrutiny for similarities. During the final stage of analysis, the seven themes, categorised from the personal constructs of the participants, were interpreted and made sense of by using relevant literature on forensic psychology. The seven themes categorised from the data were: differing scientific worldviews of industrial psychologists and lawyers, the power differential in the psychologist-lawyer relationship, motives of the instructing lawyer, structure of the psychologist-lawyer relationship, the industrial psychologist's fees, objectivity of the industrial psychologist, and ethical principles in psycho-legal activities. Based on the seven themes, recommendations are made to important stakeholders such as industrial psychologists, the Professional Board for Psychology, lawyers instructing industrial psychologists, and universities. Furthermore, important limitations of this study are noted, from where recommendations for future research are made. Recommendations for stakeholders and future research in terms of the psychologist-lawyer dynamics in industrial psychologists’ psycho-legal activities are aimed at mediating the interdisciplinary and inter-professional dynamics between industrial psychologists and lawyers, in order to aid the sustained practice of industrial psychologists’ psycho-legal activities.

Professional development and beyond : a participative study of a self-facilitated learning group

This is a participative case study of a self-facilitating, collaborative, women’s learning group. The group’s longevity afforded a unique opportunity to investigate, in depth, both what encouraged its members to join at its outset, and what has sustained the participation of its current members for thirteen years. Its longevity also provided an opportunity to explore the impact of sustained membership on the women in the group. These two components of the study are its most significant original contributions to the existing literature which does not appear to cover anything similar. The initial raison d’étre of the group was its members’ professional development and this forms a central strand of the investigation, along with identity and self-facilitation. A pragmatic research paradigm, the collaborative nature of the group and the writer’s dual role as both participant and researcher were all influential in the decision to use a participative approach. A range of methods, chosen by the participants, was utilised during the investigation which, whilst participatory, is not emancipatory research. This experimental divergence from how a participative approach is traditionally employed is offered for consideration by researchers who wish to work in a new way that minimises power in other, non-emancipatory situations. The findings support, contradict and add to the literature. The mutuality of longevity and the depth of discourse and learning experienced by group members is a particularly striking aspect of this study. As members of the group have aged, its focus has segued from professional development to encompass a much broader agenda: it has shifted from contributing to members’ professional identity to sustaining their perceptions of self as women who remain capable of complex, critical thinking as they move out of full-time work. The longevity of the group has also fostered deep attachments between group members, despite the differences between them: sustained membership of the group, in turn, provides sustenance for its members. The significance of grounding, ground rules and group composition are highlighted, as is the need to contemplate how members will leave a group during its formation. Alignment between participants in a group is identified as important for its continuation but not always possible. This research makes no claim to offer a definitive model for collaborative learning groups but, instead poses a series of questions for consideration by others who are interested in collaborative learning.

Continuing Professional Teacher Development (CPTD) practices of teachers in working class schools in the Western Cape

Magister Educationis (Adult Learning and Global Change) - MEd(AL) / Continuing Professional Teacher Development (CPTD) of teachers at working class schools in South Africa has come under scrutiny over the past few years. Despite new education policies which incorporated the dire need for CPTD, the achievement of learners at working class schools remains poor. This investigation was prompted by the cause of this discrepancy. This study investigates the participation of teachers in Continuous Professional Development initiatives at working class schools in the Western Cape. The primary research question for this research paper is: “Why are teachers at working class schools not participating in CPTD initiatives as expected?” A qualitative approach within the interpretive paradigm was adopted throughout this study. The interpretive approach allowed the researcher to gain a more social world interpretation of the respondents as it provided insight in CPTD practices at working class schools. The process of data gathering was inductive as information emerges from interviews and questionnaires. Open-ended questionnaires and semi-structured interviews were used to gather data. The study comprised 15 respondents and included teachers at two schools and three officials from the Department of Education. The demographics of the two schools were similar which made it possible to ask the same questions for all respondents. The study highlighted the lack of participation of teachers in CPTD due to human, material and financial constraints. Urgent consideration needs to be given to eradicating these barriers for continuous professional development of teachers. Providers of CPTD should ensure that the needs of teachers are met and training should be embarked upon on a continuous basis. In addition, priority should be given to teachers employed at schools in working class areas.
