Être chef d’établissement : étude clinique auprès de chefs d’établissement ayant participé à des groupes d’analyses des pratiques / Being a headmaster : a clinical survey among headmasters who experimented with group analyses of their own professional practice

Cette thèse porte sur la fonction de chef d’établissement. Le travail s’inscrit dans le cadre d’une approche clinique d’orientation psychanalytique et s’appuie sur la mise en œuvre de six entretiens cliniques auprès de chefs d’établissement ayant expérimenté des dispositifs d’analyse de pratiques professionnelles. Dans la première partie, l’expérience de la chercheuse elle-même comme chef d’établissement est relatée dans la perspective d’affiner le questionnement à la base de l’étude. Puis, la méthodologie de l’entretien clinique utilisée pour ce travail ainsi que l’approche théorique choisie sont présentées. L’analyse des textes officiels ainsi que celle de plusieurs recherches et témoignages concernant cette fonction de chef d’établissement, sous l’angle de son évolution récente, en fait ressortir les spécificités actuelles. La deuxième partie est consacrée à l’analyse des six entretiens et à leur mise en perspective. Ces analyses montrent qu’occuper un tel poste influe profondément sur l’identité professionnelle du titulaire, ce dernier se trouvant très mobilisé par l’attention à apporter aux relations humaines dans cette fonction de direction. La question de la formation à mettre en œuvre pour préparer les chefs d’établissement à cette nouvelle situation professionnelle se trouve posée. Enfin, les témoignages des praticiens sur les dispositifs d’analyse de pratiques auxquels ils ont participé permettent d’envisager que ce type de formation puisse leur procurer un accompagnement utile pour négocier au mieux les aspects relationnels de cette profession. Ce dispositif d’analyses de pratiques pourrait ainsi occuper une place plus large au sein de leur formation. / The following thesis tackles the subject of being a headmaster. This experience is related from a psychoanalytical point of view and uses six different examples of headmasters who have experimented with analysing their own practice. The first part narrates my story as a former headmaster so as to offer a better understanding of which questions to ask the other headmasters. Then, the essay revolves around the methodology and theoretical approach I used for this work. Analysing the acts of the official gazette as well as the research work and testimonies made by some of my peers on the subject allowed me to enhance the current specificities of the job. The second part details the six interviews I had with my fellow headmasters. They all said that having such a position had a deep impact on their professional identity and that it taught them to put the emphasis on human relationships in their job. This raises the question of the training one has to elaborate to prepare young headmasters to cope with their new position. Finally, the interviewees mentioned the group sessions they took part in to analyse their professional practice, insisting that these sessions helped them better negotiate the relational aspects involved by their job. Thus, this essay develops the idea that setting up group sessions to help headmasters analyse their professional practice should play a bigger part in their training.

Submitted diploma thesis shows the portrait of Josef Fišer (1878 {--} 1944), the headmaster of a grammar school, regional historian, chronicler, cultural worker and a member of a range of societies. Josef Fišer was born in Klenčí pod Čerchovem, but he spent the majority of his life in Moravské Budějovice, where he stood in the head of a newly established Czech high school. The aim of this work is the interpception of Josef Fišer{\crq}s life, historical work and the picture of his personality in the eyes of his contemporaries. This diploma thesis also describes Josef Fišer as a high school pedagogue. Josef Fišer is undisputedly important person for the region of Moravské Budějovice. Up to present days there hasn{\crq}nt been published any monograph about him. Therefore Josef Fišer{\crq}s personal works saved in the branch of the State district archive in Třebíč {--} in Moravské Budějovice {--} played the crucial role in the creation of this work. In the first line there were newspaper{\crq}s and periodical{\crq}s articles or studies published in the occasion of the Fišer{\crq}s death or birth jubilee. The whole text is divided into six chapters, which are subdivided into subchapters. Textual or picture enclosures are joined to the diploma thesis to enrich the whole text.

This master's thesis deals with various views of potential school directors and headmasters of the school director selection procedure. The work is divided into the theoretical and the research part. The theoretical part analyses the legislation relevant to the selection procedure for the school director, i.e. The School Law and law No. 82/2005. In the practical part author used the questionnaire to find the ideas of potential school directors and headmasters of the selection procedure and of The School Law novelisation. The goal of this thesis is to find how differs these ideas. The conclusions of this work can be used for the improvement of the school director selection procedure in the Czech Republic. The work is based on the literature listed at the end and on the questionnaire survey, which was performed with 115 potential school directors and 13 headmasters. The thesis deals with the influence of parents on the pedagogical direction of elementary school. Its aim is to find out what options to influence the pedagogical direction of elementary school parents currently have and how they make use of them. The work is divided into theoretical and research parts. The theoretical background is based on an analysis of texts and presents experiences and knowledge relating to this issue. Theoretical bases provide an overview of factors, which influence the pedagogical direction of elementary school and what role the parents can play in this process. The research part presents and evaluates the results of the research conducted at four elementary schools in Prague 12. The research method for data collection was an interview with the headmaster of these elementary schools and a questionnaire for parents of pupils. Proposed recommendations for the schools, which participated in the research, are based on the survey results and on the answers of the research questions. Their implementation into practice could facilitate the influence of parents in the pedagogical direction of the school. It might be assumed that principals play a critical role in school organizational change processes. Evidence that both decision makers and relevant authorities share this assumption is found in the Swedish Education Act (SFS 2010:800) as well as the objectives and guidelines set down in relevant curricula (Skolverket 2011). Drawing its inspiration from phenomenological life-world research, the overarching aim of this study is to explore and describe the professional and personal experiences of school principals involved in organizational change processes in the educational system. As a consequence of this theoretical grounding in life-world phenomenology, our study has adopted the methodology of semi-structured interviews, with the aim of gaining access to regional life-worlds of principals by exploring narratives relating to their understandings and experiences of organizational change processes in the educational system. The themes brought up in the three conducted interviews provide the basis for interpretation that produces empirical evidence in the form of narratives. The results of this study highlight substantial divergences in the themes identified in the narratives of the principals: there is simply more setting the experiences related apart than that which draws them together. Furthermore, our results also indicate that the personal and professional experiences of organizational change processes in schools related by the interviewees likely constitute information of interest for other involved parties. From this we can make the assumption that an improved support for principals should involve a mutual exchange of experiences between school authorities and principles; this while at the same taking into account individual needs of principals. Based on the narratives of the interviewees in this study, there are four main conclusions to be drawn from this study: -       Change requires organization if it is to be successful and lasting -       Developmental change draws it power from a feeling of community and motivation -       Managing co-workers specifically in relation to organizational change projects constitutes a problem for solitary principals -       Studying organizational change projects as phenomena is problematic with regards quantifiable success rates and crowding out effects Keywords: experiences, change, journey of change, change processes, principals, headmaster, school development / Skolledares roll i skolors förändringsprocesser kan antas vara central. Beslutsfattare och myndigheter ser rektorsrollen som central i skolans förändringsprocesser. Detta framkommer i såväl skollagen (SFS, 2010:800) som aktuella läroplaners (Skolverket, 2011) övergripande mål och riktlinjer. Det övergripande syftet med studien är att med inspiration av ett livsvärldsfenomenologiskt perspektiv studera och beskriva skolledares upplevelser och erfarenheter av förändringsprocesser i skola.  Livsvärldsfenomenologin har använts som teoretisk utgångspunkt. De metodologiska konsekvenserna av denna ansats har varit att med hjälp av kvalitativa halvstrukturerade intervjuer få tillgång till skolledares regionala livsvärld i form av upplevelser och erfarenheter av förändringsprocesser i skola. Tre skolledare har intervjuats. I analysen har de livsberättelser som de intervjuade valt att berätta varit underlag för tolkning som skapat av empiriska teman i form av berättelser.   Resultatet visar att de teman som träder fram i respektive skolledares berättelser är till övervägande del olika. Det skiljer helt enkelt mer i de intervjuades berättelser än det binder samman. Resultaten visar också på berättade erfarenheter och upplevelser av förändringsprocesser i skola hos respektive skolledare som är av karaktären att de skulle vara av värde för andra att ta del av. Av detta kan antas att stöd till skolledare bör utgå från individuella behov samt att ett erfarenhetsdelande mellan skolledare och huvudmän skulle kunna leda till förbättrade möjligheter att stötta skolledare. Slutsatserna av studien är framför allt fyra insikter som bygger på skolledarnas berättelser: -       Förändring kräver organisation för att bli kvalitativ och varaktig. -       Förändring i form av utveckling hämtar kraft ur gemenskap och motivation. -       Att det kan var svårt som ensam skolledare att hantera relationer till medarbetare i just förändringsprojekt. -       Förändringsprojekt som fenomen är svårt att fånga sett till mätbar framgång och undanträngningseffekter.   Ämnesord: erfarenheter, förändring, förändringsresor, förändringsprocesser, rektor, skolledare, skolutveckling, upplevelser

The theoretical and empirical work focuses on human resources management with the aim to capture and analyze for a selected sample of heads of public and private secondary schools information on specific human resource management in educational organizations, focusing on possible differences in approach to human resource management according to the legal form of these schools. In the theoretical part, attention is focused on the key concepts of human resources management focusing on educational organizations. The research part uses a theoretical-empirical method to answer the research three questions, which includes an analysis of the literature and a research consisting of semi-structured interviews with three selected principals of secondary public schools and three principals of secondary private schools, two management tests, ČŠI inspection reports and analysis of documents of these schools. The research findings are assessed mainly in terms of the legal form of the school, while the specifics of human resource management related to the aspect are identified. Le travail des chefs d’établissement (ChE) a évolué au gré des politiques éducatives. Ces derniers deviennent des agents du changement ou managers dans des établissements autonomes soumis à l'obligation de résultats. En France en 2006, les ChE rencontrent de nouveaux défis avec les réseaux ambition réussite (RAR) au collège. Une situation inédite qui pose une question nouvelle aux ChE : comment piloter des équipes composites dans un collège en RAR ? Le parti pris dans cette thèse est celui de l’ergonomie de l’activité qui questionne un paradoxe : d’un côté, la focale est mise sur le développement du travail collectif dans les établissements et son impact sur les performances, d’un autre côté sont négligés l'organisation du travail à laquelle se livrent les cadres pédagogiques comme le travail d'organisation des professeurs pour faire vivre ces collectifs. Le but ici est de montrer l’importance du travail réel pour comprendre les conditions et difficultés des cadres pédagogiques pour organiser le travail des professeurs. / Headmasters' work has been changing with educational politicies. Headmasters are becoming agents for change or managers in schools wich are independent and under an obligation of results. In France in 2006, headmasters are challenged with the reform of Ambition success networks. An unprecedented situation that raises the question : how to manage heterogeneous teams ? This thesis uses the ergonomic approach to the activity in order to study a paradox : on the one hand, the focus is put on collective work and its impact on performance, on the other hand, the organisation of the work by headmasters and the work of organisation by teachers are ignored. The aim is to show the importance of actual work in order to understand conditions and difficulties of the work of organisation in wich headmasters are engaged.

The aim of this work is to answer the following question: ‚Is it possible to compare qualification training and forms of further training of headmasters in different countries?' The author of this thesis deals with headmaster training in the Czech Republic and the Federal Republic of Germany (Bavaria and North Rhine-Westphalia). He obtained information about education systems and education opportunities in these countries through selected research methods which were a questionnaire and interviews with school headmasters. The need for proper managerial qualification of headmasters necessary for them to meet requirements for discharge of the function is proved by the fact that today headmasters have to cope with demands made on their competency readiness which they can receive through good specialized training. The information obtained can be used as a pattern or methodical recommendations because in every country the managerial education follows different qualifying models. This work focuses on personal management in education and circumstances relating to it, respectively on one of the basic personal activities, that is education and development of employees. Personal development of staff and their further education should be ongoing. The premise is that school management plays vital role in further staff education. This work is to find out, whether or not this really is true, that teachers perceive director as the key person who influences their professional growth. Data is analysed with combination of quantitative and qualitative research. Research analysis shows, that in selected primary schools, teachers perceive their directors as adequately competent and well motivating on their quest to professional development. This thesis deals with current qualifying requirements on pedagogical workers working at primary and secondary schools in context of component goals achievement given by Education Policy Strategy 2020. It is devided into two parts. The teoretical part is devoted to amendments to Act n. 563/2004 (Act on Educational Workers) from the perspective of legal claims to professional qualification of pedagogical workers and searches connects with component goals defined in Education Policy Strategy 2020 and other curricural documents. It captures possible pitfalls of providing skilled pedagogical workers that follow from regional situation on the labor market and describes possibilities of their solutions includinng opinions of control members especially Czech School Inspection. It defines goverment priorities in relation to the teaching profession. The research part compares availability of skilled pedagogical workers in parts of two Czech Republic regions where there is assumption of different potential on labor market.
