Aprendizagem e desenvolvimento de competências de gestores na expatriação / Learning and development competencies of expat managers

Esta pesquisa teve como objetivo verificar se, na visão do gestor que vivenciou a expatriação, houve aprendizagem e desenvolvimento de competências como decorrência de esta experiência e se este possível desenvolvimento corresponde às competências desejadas pela organização. Para isto analisou-se a experiência de nove gestores de uma organização de manufatura que vivenciaram a expatriação por um período superior a 18 meses. Paralelamente analisou-se o sistema de competências da organização e suas competências gerenciais do ponto de vista da aprendizagem. O resultado da pesquisa indica que ocorrem processos de aprendizagem, estas aprendizagens desenvolvem competências e as competências desenvolvidas são similares às desejadas pela organização. / This work aimed to verify if, from the manager point of view, who was an expat, there was learning and competencies development as a consequence of the expatriation experience and if this possible development attend the competencies aimed by the organization. To achieve these results nine expats manager\'s experiences, from an manufacturing organization, were analyzed. Also the organization\'s competencies model and the management competencies were analyzed from the learning process point of view. The results of the research show that there are learning processes during the expatriation, these processes develop competencies and the developed competencies are similar to those aimed by the organization.

<p>Background: Learning is important for companies’ existence in today’s society and many studies discuss the importance of life long learning and learning organizations. An increased understanding for how the individual learn at the work place is importance to study to gain an accepting for how learning occurs, both formal and informal. </p><p>Purpose: The purpose with this study is to describe the process of learning at the work place from an individual perspective, with focus on how formal and informal learning occur and interact. The purpose is also to confirm, contradict or develop existing theories. </p><p>Realization: The study is based on eight interviews with consultants at two major banks in Sweden. </p><p>Results: The study show that formal and informal learning exist at the work place. The formal learning take place throws a license, courses and educations. The informal learning happen throws interaction between colleagues. The study also shows that it exist connections between formal and informal learning. They occur at the same time, during different phases, depend on the situation and circumstances outside the organization lead to a need of both formal and informal learning.</p>

In Their Own Words: How Does the Succession Experience of Second Generation Family Business Owners Influence Future Approaches to Succession?

Family owned businesses strive to not only be successful as measured by profit, market position, and other determinants used to gauge businesses success, but they also strive in the continuity of transitioning management and ownership from one generation to the next. This study explores the experiences of second generation successors with the succession process and how those experiences may influence their approach to planning the next generation succession. A qualitative case study approach was followed, using data collected from twelve second generation family business owners. This research examined the succession experiences of these owners in the areas of succession planning, successor development, individual learning, and the culture of stewardship. A contribution to the body of knowledge is made by developing these areas. This research addresses a gap in the literature where no research existed which specifically focused on second generation experiences. A contribution to practice is made by outlining how these areas influenced second generation family business owners as they contemplate approaches to future succession. This research identifies possible areas for future research.

A escrita dividiu a história da humanidade e revolucionou as formas de produção e transmissão de conhecimentos. Um ato inicialmente simples e criativo de incisão em tabuletas de argila produziu escritor e leitor simultaneamente e desencadeou o processo revolucionário de preservação da memória individual e coletiva. Neste contexto, esta pesquisa teve por objetivo estudar de que forma a leitura, como construção individual e coletiva de conhecimentos, pode ser significativa no ambiente organizacional em vista da inovação. Trata-se de estudo exploratório realizado por meio de pesquisa multicaso, que investiga a presença da prática de leitura na estratégia, nas políticas ou práticas, dos estratus organizacionais: estratégico, intermediário e operacional, em três organizações eleitas pelo fórum de inovação FGV-EAESP em 2009 como inovadoras. Após revisar a literatura enfocando a referência leitura e inovação nos temas – inovação, leitura, gestão do conhecimento, práticas de aquisição do conhecimento e aprendizagem organizacional – entrevistaram-se representantes dos estratus das três empresas, a fim de explorar os elementos da leitura e sua contribuição para a inovação. As particularidades foram analisadas em suas dimensões intracaso e na intersecção dos dados intercaso sinalizando políticas, práticas e atores que mais contribuem para o desenvolvimento da inovação nestas organizações. Apesar dos esforços de pesquisadores e consultores nestes 40 anos, o tema aprendizagem organizacional continua sendo tratado sob diferentes abordagens, levando a uma fragmentação conceitual e prática. Assim, a questão de como transferir a aprendizagem que ocorre no âmbito dos indivíduos para o contexto organizacional continua pedindo respostas, seja por parte de acadêmicos, seja pelas organizações, o que torna este tema ainda desafiador para novas pesquisas. As 24 empresas vencedoras do Prêmio FINEP de Inovação Tecnológica e seu conjunto de trabalhadores envolvidos com as inovações de produto e de processo, que levaram à premiação, entre 2000 e 2006, constituíram seu objeto de investigação, sendo que daquele total 18 foram considerados casos válidos, no caso da investigação da aprendizagem organizacional e, apenas, 12 empresas com 55 trabalhadores, no caso da investigação da aprendizagem individual. Os dados foram coletados por meio de dois tipos de questionários – um aplicado ao gestor da empresa e outro aos empregados que participaram do processo de inovação premiado pela FINEP. A partir da experiência da participação no processo de inovação, os respondentes identificaram os processos de aprendizagem envolvidos. Os resultados demonstram que houve aprendizagem individual e os conteúdos aprendidos pelos indivíduos estiveram relacionados a aspectos estratégicos e técnicos da inovação, direitos de propriedade, gestão de pessoas, gestão de projetos, mercado, normas, certificações e qualidade, planejamento, produção e materiais, produtos, processos, técnicas e equipamentos específicos, testes e validações, enquanto que para a organização os conteúdos aprendidos foram: conhecimentos de novos processos, conhecimentos de novos produtos, domínio de novas tecnologias de produção, novos conhecimentos e aplicações de insumos já usados na empresa, novos conhecimentos em testes e validações, novos conhecimentos sobre o negócio, novas metodologias de testes e validações demonstrando que houve aprendizagem organizacional. Esses conteúdos aprendidos, segundo a ótica dos gestores, foram socializados e disseminados, validando as hipóteses de que há associação positiva entre socialização e aprendizagem organizacional nos processos de inovação enfocados, assim como entre disseminação e aprendizagem organizacional. Em relação à codificação dos conteúdos aprendidos não foi validada a hipótese de que há associação positiva entre codificação e aprendizagem organizacional quando analisada pela medida da correlação. Em complementação, a análise com base em estatística descritiva e na comparação entre as médias das variáveis aprendizagem organizacional, socialização, disseminação e codificação tende a dar suporte à conclusão de que há associação entre todas as variáveis mencionadas anteriormente. / Salvador

Employees’ individual readiness for quality improvement change : A single case-study analysis within the European food and drink industry

Background: The European Union’s (EU) food and drink industry has faced declining competitiveness over the past two decades. Methodologies associated with the quality improvement has been recognized as a possible solution to increase competitiveness of the industry. However, there are uncertainties among researchers and practitioners of how to implement these quality improvement methodologies and researchers of today requests further understanding in why some firms perform better than others when applying the same practices. Objectives: The purpose of this thesis is to investigate if the concept of ‘individual readiness for organizational change’ can be used as a measurement to better understand why some firms perform better than others when applying the same quality improvement initiations within the EU food and drink industry. Methods: The researcher of this thesis uses secondary data from existing literature on quality improvement imitations, according to Luning and Marcelis (2009) definition of quality improvement as a part of the food quality management system (FQMS), to justify the need for ‘individual readiness for organizational change’ measurements, defined by Holt et al. (2007), and uses primary data from the conduction of a single-case study, of an Swedish fruit and vegetable operating organization that were about to embark a Lean manufacturing piecemeal approach implementation, to validate the need for assuring individual readiness for change before any food and drink industry invests in quality improvement implementations. Results: The findings of the primary data collection are accordant with existing literature where individual employees were found to display lower levels of ‘individual readiness for organizational change’ perceived the organization to have lack of proper communication or were more resistant towards the implementation. Employees whose daily activities were more orientated around other FQMS practices such as quality assurance and quality control, displayed lower levels of individual readiness than employees whose activities are less associated with these systems. Furthermore, trust in management was identified as a key determinant of the employees’ individual readiness for the Lean manufacturing implementation. Conclusions: The findings of this thesis indicate that the usage the concept of ‘individual readiness for change’ as a measurement before a quality improvement implementation within the EU food and drink industry could increase researches’ and practitioners’ understanding why some firms perform better than others when applying the same practices.

Individual learning on environmental vocational education and training courses does not always lead to the workplace application of knowledge and skills

Yes / Empirical research on three commercial environmental vocational education and training programmes revealed distinct personal, teaching and work-based presage factors, which influenced individual learning and learning transfer to the workplace. The extent to which behaviour change and learning transfer occurred depended on a diverse range of factors, notably the workplace utility of the course; student’s level of personal commitment and position within the employing organisation; strength of the organisation’s environmental culture; level of post-course managerial/supervisory support available within the workplace; and changing workplace circumstances/priorities.
