ORGANIZATIONAL MEMORY SYSTEMS AS A SOURCE OF LEARNING FOR NEW EMPLOYEES IN AN INNOVATIVE CONTEXT

Organizational memory is said to be one of the essential factors of organizational learning, particularly in a part that is concerned with knowledge flowing from an organization to its employees. Often viewed as a system of knowledge repositories, organizational memory is argued to be important in various contexts. The purpose of this study is to explore an impact of the organizational memory in two such contexts, namely in a situation of presence of new employees and organization involved in innovation activity. The importance of organizational memory for the new employees can be explained by the fact that it is through facing it they socialize in the organization. Organizational memory also influences innovative behaviour of employees. This researched is performed in a form of a case study; where the object of study finds itself in a combined context – new employees of R&D department learn from different organizational memory systems. The data for this case study were collected through qualitative interviewing of both the newcomers and their supervisor. The results show that new employees face a range of memory systems, and this range does not depend on the innovativeness of the work they are involved in. It was found possible to look separately into the systems and methods the newcomers accessed them. The most important access methods in this case turned out to be personal communication and IT-enabled means, however a number of other methods were also found relevant for the case. Focusing on how this knowledge can support innovative behaviour of the new employees, this study has found several ways in which both incremental and radical innovations can be enhanced. The memory systems have been found to affect innovative behaviour of the newcomers by demonstrating expectance of this behaviour, by providing “old” knowledge, as well as hints where one can possibly find “old” and “new” knowledge. In general, the findings suggest that looking into memory systems separately from the ways to access them might give valuable insights for rethinking how properties of the memory systems have been defined so far.

O objeto de pesquisa, composto por diferentes tipos de organizações, foi definido como espaço organizacional. Devido à complexidade do tema, buscou-se um aporte interdisciplinar dentro dos Estudos Organizacionais, abarcando as Ciências Sociais, História e o referencial de memória na Administração. Para o empreendimento, à luz de uma abordagem interdisciplinar nos Estudos Organizacionais, foi desenvolvida uma pesquisa de cunho qualitativo, utilizando a técnica de entrevistas narrativas para a coleta dos dados, gerando um conteúdo denso, que foram transcritas para posterior análise. Esse tipo de entrevista permitiu a pesquisadora entender de forma mais profunda o universo pesquisado. Após a coleta dos dados, o tratamento foi feito através da análise de conteúdo com as categorizações a posteriori. O período de coleta de dados se deu de maio a outubro de 2015, no qual foram realizadas oito entrevistas narrativas. Como resultado, foram encontradas três categorias seguindo um percurso temático, nomeadas por: O rock da Lama; As diferentes relações simbólicas com o espaço da Lama da década de 1980 e A Rua da Lama como um espaço de transgressão. A reflexão deu conta dos diferentes usos do passado para a reapropriação dos espaços simbólicos. / This research aimed to reveal symbolic aspects related to the past of a place in the city of Vitória/ES, Rua da Lama, from people who attended in the 1980s. This decade was chosen because it was the beginning of this emblematic region in the city, which even today remains a point of people meetings and leisure time. It makes this space contemporary and very popular in the city. The study sought to relate the symbolic aspects of such space, manifested in the memories present in the narratives of old goers. The search object nowadays, comprising different types of organizations, here was define as an organizational space. Due to the complexity of the issue, it sought an interdisciplinary contribution within the Organizational Studies, spanning the Social Sciences, History and memory reference in the Administration. However, combining these resources are not enough to be used or reused to produce new knowledge or emerging innovation. In todays scenario of increasing the amount of information recorded and the challenge of understanding more and better the complexity of the phenomena, it is necessary to have some form of organizational memory integrated and inclusive, so meet the needs of users in different perspectives, situations, dimensions, conditions and contexts. In contrast, the Semantic Web technology manifests features that enable the development of a semantic repository architecture that meets these demands. In this sense, this paper aims to outline a semantic repository architecture that integrates enterprise data and can serve as a reference implementation in agricultural research institution / No âmbito das organizações, a gestão do conhecimento, com seus processos de aquisição, armazenamento e compartilhamento, se baseia em recursos informacionais destinados para o uso direto pelos seres humanos. Vad lär vi oss av teamet? : En studie av teamarbete och att behålla kunskap i organisationer

Alla typer av organisationer är beroende av den kunskap dess medlemmar besitter, samtidigt som kunskap för företag har kommit att bli allt mer av ett konkurrensmedel. För att en organisation ska kunna behålla kunskap krävs att det finns såväl en metod för att förmedla kunskap mellan medlemmar som för att behålla kunskap när medlemmar lämnar organisationen. Ett sätt att öka kunskapsutbytet har varit att organisera arbetet i team. Det är dock inte undersökt i vilken utsträckning teamarbete även bidrar till att kunskap behålls inom organisationer. Studien genomför en serie kvalitativa intervjuer med medlemmar i en organisation som i hög grad arbetar teambaserat, för att försöka kartlägga såväl hur kunskap utbyts som hur den stannar kvar. Det konstateras att nivåerna av kunskapsutbyte är störst i delar av organisationen som utgörs av team, samt att mycket av kunskapen som förmedlas också stannar kvar i organisationen. Det är därför rimligt att anta att höga nivåer av kunskapsförmedling leder till ett mer välutvecklat organisatoriskt minne och att team som arbetssätt därmed också har en positiv inverkan på minnet. Vidare forskning behövs dock om vilka andra variabler utöver arbetssätt som kan påverka det organisatoriska minnets uppbyggnad.

Interorganizational learning through collaboration in the non-profit sector

In 2015, Swedish Non-Profit Organizations (NPOs) served as the backbone of society, assisting 162.877 immigrant refugees escaping conflict zones throughout the world. As the thrive to include newcomer refugees in the Swedish society continues, non-profits are facing numerous of challenges such as operating in highly competitive environments marked by shrinking grant budgets and increased pressure to provide long-term impact. To achieve optimal NPO organizational sustainability, the non-profit sector must therefore interact and learn how to address the aforementioned difficulties collectively. Furthermore, existing studies emphasizes the scarcity of research on learning through non-profit collaboration, as the knowledge management and organizational learning field has mostly concentrated on the for-profit sector rather than the non-profit sector. To fill this research gap, this study uses a qualitative approach to investigate NPO perceptions of interorganizational learning through collaboration, conducting ten semi-structured interviews with NPO employees working with newcomer refugees in Sweden. The results indicated that the NPOs’ learning outcomes connected to the need for collective sensemaking of the Swedish government’s new migration policies, which had a significant influence on the target groups prospects of remaining in Sweden. Moreover, the NPOs learned from unsuccessful collaborations, resulting in changes to the organizations’ routines and processes aimed at improving future collaborations. As a consequence, learning outcomes were incorporated into their organizational memory through digital Knowledge Management Systems such as Google Drive and Rise-Up. They were, however, heavily reliant on people’s willingness to share tacit and explicit knowledge, as well as an organizational culture that encouraged them to knowledge share. As a result, most non-profits either did not upgrade these systems at all or did not have the technological infrastructure to do so in the first place.

Comunicação para o desenvolvimento da ética organizacional: desafios, estratégias e resultados em quatro organizações brasileiras

Esta dissertação discute a comunicação e seu papel no desenvolvimento da ética nas organizações. Apontou como objetivo geral estudar as estratégias de comunicação, desafios e resultados de quatro organizações brasileiras reconhecidas pela postura ética e sustentável na implementação de seus programas de ética. Na primeira parte foi realizada uma revisão teórica de alguns autores da área de ética empresarial, governança corporativa e comunicação organizacional. Deste estudo, foi sintetizado um quadro guia para o desenvolvimento dos programas de ética organizacionais, um guia para a análise dos códigos de ética, e foram apresentadas mudanças de paradigmas e premissas da área de comunicação para sua efetividade. Estas três abordagens foram avaliadas, então, em um estudo empírico com as organizações Itaú Unibanco, GE, VALE e CPFL - com atuação nacional e que há mais tempo utilizam o Global Reporting Initiative - GRI - classificadas com o status (A+). Foi escolhida uma pesquisa exploratória, de estudo de casos múltiplos, com análise documental dos códigos de ética. A pesquisa permitiu avaliar os programas de ética, os documentos código de ética ou conduta das organizações, e os esforços empreendidos em comunicação. Os resultados da pesquisa foram apresentados e analisados em uma categorização proposta pela autora, que sintetiza os objetivos da pesquisa a partir da revisão teórica. Como resultado da pesquisa, os desafios das organizações são o contexto social de laços fracos e de curto prazo, as pressões de stakeholders, a continuidade de ações e a própria diversidade humana. As estratégias de comunicação mais eficazes reconhecidas pelas organizações são comunicação de líderes e vinculadas à gestão, a comunicação vinculada ao processo de desenvolvimento da cultura organizacional, o uso dos exemplos, o uso da história como legitimadora do presente da organização, o uso das narrativas dos funcionários e stakeholders, e a criação e promoção dos espaços de diálogo. Este trabalho reforça sua contribuição, como uma observação empírica para o desenvolvimento do fenômeno comunicação a ser gerenciado estrategicamente por toda a organização, de forma humana, aberta e transparente na gestão da ética. / This paper discusses communication and its role in the development of ethics in organizations. Pointed general objective of studying communication strategies, challenges and results of four Brazilian organizations recognized by ethical and sustainable implementation of their ethics programs. The first part is a review of some theoretical writers in the field of business ethics, corporate governance and organizational communication. In this study, we synthesized a framework to guide the development of organizational ethics programs, a guide for the analysis of codes of ethics, and were presented paradigm shifts and assumptions of the communication area for its effectiveness. These three approaches were evaluated, then, in an empirical study with organizations Itaú Unibanco, GE, VALE and CPFL - with national and longest use the Global Reporting Initiative - GRI - classified status (A +). Was chosen an exploratory study of multiple cases with documented analysis of codes of ethics. The research allowed to evaluate ethics programs, documents code of ethics or conduct of organizations and efforts in communication. The survey results were analyzed and presented in a categorization proposed by the author, summarizing the objectives of the research from the literature review. As a result of the research, the challenges organizations are the social context of weak ties and short-term pressures of stakeholders, the continuity of actions and the very human diversity. Communication strategies most effective organizations are recognized by communication relating to the management and leadership, communication linked to the development process of the organizational culture, the use of examples, the use of history as a legitimizing of this organization, the use of narratives employees and stakeholders, and the creation and promotion of dialogue spaces. This work reinforces its contribution as an empirical observation for the development of communication phenomenon to be managed strategically across the entire organization, so human, open and transparent in managing ethics.

Inledning:Dagligen möts organisationer av situationer där de måste ta beslut. Frågan är vad som egentligen avgör vilket alternativ organisationen väljer, vilka beslutskriterier används? Ju bättre insikt den säljande organisationen har om den köpande organisationens beslutsprocess och beslutskriterier, desto bättre kan de påverka inköpsbeslutet. Inom hotellbranschen är säsongvariationen hög och för att övervinna den erbjuder vår uppdragsgivare Björkbacken Karaktärshotellet konferensmöjligheter. De behöver dock skapa förståelse för vilka kriterier potentiella konferensköpare använder sig av när de väljer konferensanläggning för att kunna attrahera fler övernattande konferensgäster. Syfte: Syftet med den här uppsatsen är att beskriva organisationers väg till beslut och vad de efterfrågar vid köp av konferenser. Det ska göras genom att utforma en modell för beslutsprocessen och empiriskt testa den. Metod: Vårt syfte har vi angripit med en i grunden positivistisk vetenskapssyn med ett deduktivt angreppssätt. Undersökningen utgörs av tvärsnittsdesign, och kvalitativa semi-strukturerade telefonintervjuer har genomförts med organisationer som har liknande profil som vår uppdragsgivare Björkbacken Karaktärshotellet nämligen; kultur, historier och berättande. Slutsats: Vår modell för organisationers beslutsprocess, Beslutsvägen, kan bekräftas. Den beskriver att beslutsprocessen startar med att organisationen blir medveten om ett behov och därefter identifieras beslutskriterier. Enligt vår studie är följande beslutskriterier viktiga; pris, tillgänglighet, lokalernas funktionalitet, omgivning, mat samt anknytningen till konferensköparens verksamhet. Då organisationer har identifierat sina beslutskriterier väljer de mellan två vägar i Beslutsvägen, Kustvägen och E6:an. Längs båda vägarna är minnen och erfarenheter en betydande del som finns med längs hela processen. Oavsett vilken av vägarna som organisationen färdas på når de till sist sin slutdestination Beslut. / Introduction: Every day organizations face situations where they must make decisions and are forced to choose between different alternatives. The question is, what determines which option the organization chooses, which decision criteria do they use? The better understanding the selling organization has for the buying organization's decision-making process and their decision criteria, the better they can influence the purchase decision. Within the hotel industry the seasonal variety is high and to overcome them our client Björkbacken Karaktärshotellet offers conference facilities. However, they do need to create a better understanding of the potential buyers’ criteria when they are choosing a conference to attract more overnight conference guests. Purpose: The purpose is to describe what organizations demand when they purchase a conference. This will be done by designing a figure of the decision-making process and empirically test the figure. Method: We have approached our purpose with a positivistic view of science and with a deductive approach. The study consists of a cross-sectional design and to collect our empirical data we have used qualitative semi-structured telephone interviews with organizations that have similar profile as our client Björkbacken Karaktärshotellet namely; culture, history and storytelling. Conclusion: Our figure of the organizations' decision-making process, the Road to Decision, can be confirmed. It describes the decision-making process starting with awareness of a need and follows by identification of decision criteria. According to our study the following decision criteria are important; price, availability, functionality, environment, food and good connections to the conference. When organizations have identified their decision criteria they choose between two paths in our figure; the Coastal Road or the freeway E6. Along the entire process memories and experiences are a significant part. No matter which of the roads the organization travels by, their final destination is the decision.

With a economy based on knowledge, a new worker appears, called for Peter Drucker (1993) as "worker of knowledge". In this new economy, the organizations face uncertainties and intense competition environments, where the new intangible assets, the knowledge, become the key to obtain competitive advantage, making them able to gain new market share and increasing its profitability. However, in these competitive environments, the evasion of employees is becoming more frequent, even because they are searching for better placements, or because the organizations pass thrue reengeneering processes, that could impact in employee reduction, or because they have obsolete knowledge. Beyond the exposed, thrue exploratory survey in retail organizations, were investigated different ways to store employee knowledge even if he leaves the company, retaining the knowledge and identifying the main impacts in processes quality and productivity. In this survey we will also present some actions to organizations contribuite to increase employee satisfaction and create the proud of belonging. The main goal of this actions is to retain employees and their knowledge, the most valueble organization patrimony.(AU) / Este estudo visa pesquisar e compreender o impacto da memória organizacional em organizações que possuem um alto índice de rotatividade de pessoal. Com o advento de uma economia baseada em conhecimento, surge um novo trabalhador, chamado por Peter Drucker (1993) e "trabalhador do conhecimento". Nesta nova economia, as organizações enfrentam ambientes de incertezas e de intensa competição, onde o novo ativo intangível das organizações, o conhecimento, se torna a chave para a obtenção da vantagem competitiva, que permite que as empresas ganhem novos mercados e aumentem sua lucratividade. Porém, nestes ambientes competitivos, está se tornando freqüente a saída dos empregados das organizações, seja porque estão em busca de melhores colocações, ou porque as organizações passam por processos de reestruturação, que podem impactar em redução de pessoal, ou ainda, porque estão com seus conhecimentos obsoletos. Diante deste cenário, através de pesquisa exploratória junto às organizações do comércio varejista, foram investigadas as formas pelas quais as empresas armazenam o conhecimento das pessoas, de modo que quando estas deixem a organização seus conhecimentos permaneçam, bem como identificado os principais impactos sobre a qualidade e produtividade em seus processos. Além disso, também são ressaltadas algumas ações em que as empresas possam contribuir para aumentar a satisfação das pessoas em pertencerem a organização, visando contribuir para a maior retenção de profissionais, e conseqüentemente do conhecimento tácito, que é o mais valioso nas organizações.(AU)
