Developing Sustainable Talent Management in the Hotel Industry : Can Sustainable Talent Management lower the turnover rates in hotels?

The hotel industry is characterized by high staff turnover rates and it seemingly struggles to keep its talented employees. Therefore, the purpose of this study was to identify central factors relevant for the development of Sustainable Talent Management in the hotel industry. To understand why employees in these departments either left or stayed with an organisation four different focus groups were conducted. The four focus groups consisted of 14 participants total who all either were or had been employed in the Swedish hotel industry as recently as three years prior to this study. Another criterion for participation was that they had to have been employed within one of the three departments with the highest annual staff turnover rates in Europe. Front of house, food and beverage or housekeeping. The data from the focus groups were analysed using a thematic analysis. It was concluded that sustainable talent management in the hotel industry should contain instances of retaining and developing talent in an organisation, whilst taking an internal social responsibility for parameters regarding employees’ health and factors that the organisation can control. As well as instilling a sense of purpose for the employees. While also viewing the employee as a form of human capital, valuing them for their knowledge and capabilities whilst also including them as the most important internal stakeholder. All without the intent of financial maximization. The reasons why employees within the stated departments left an organisation was predominantly due to job dissatisfaction with aspects such as a lack of safety through insufficient work-life balance, no clarity in what was expected of the employee and no work autonomy, issues with development including unclear career paths and a lack of advancement opportunities. Why these employees stayed were job satisfaction regarding the same aspects. What also emerged from the results was that the satisfaction of safety and development job aspects would outweigh the monetary aspects of employment. Indicating that loyalty to the organisation had been made through the creation of incentives to stay. If loyalty can be created through incentives to stay, then sustainable talent management actions could possibly lower the turnover rates in the hotel industry.

Through the lens of a timebank: Gotlandic perceptions about community building

Using the alternative currency concept of a timebank, this qualitative study aims to evaluate attitudes towards community life on Gotland using three distinct island communities: the Uppsala University Campus Gotland, the city of Visby and the countryside of Gotland. Focus groups and expert interviews have been used to create a holistic understanding of community life on the island, with relation to concepts of timebanks. A thematic analysis with comparative characteristics in combination with theory of social capital and collective action has been used to analyze the collected data. Following the theory, the three communities have been identified as “Transitory Kinship” (Campus), “Family Unit” (City), and “Collective Dream” (Countryside), each characterizing their inherent uniqueness. This research shows that identity, belonging, trust, value, and reciprocity as themes for a thriving community are present within all Gotlandic communities. Another outcome of this study is the alignment of the values of timebanking with Gotlandic community perceptions, within the social capital framework. The findings indicate differences between the three communities such as mentalities around value and trust. We find the communities of Visby and the university as the biggest beneficiaries for the possible foundation of a timebank.

Facilitating Corporate Social Innovation in Partnerships : A multiple case study on the origin of corporate social innovation in partnerships

Background: The increase in public awareness and rising social expectations have changed the role businesses have in modern society, as they are expected to deliver both organizational and social value. Despite this, most social engagements have previously been philanthropic, which is argued to only scratch the surface of societal issues. The concept of CSI was therefore coined, and it focuses on leveraging companies’ core capabilities to be innovative while forming collaborations and partnerships between units within the company and external organizations to mend social ills. This concept has been described to yield excellent outcomes; however, the initiation and implementation of CSI have been vaguely depicted in literature.  Purpose: Previous research of CSI has centralized around the outcomes, such as innovation capabilities and competitive advantage, and regularly compared them to more basic philanthropic initiatives. Therefore, the purpose of this research is to focus on the origin of CSI in organizations and how partnerships can facilitate its generation. The thesis further intends to collect and summarize the various definitions of CSI to establish the occurrence of CSI in various organizations.  Method: This research adopted a critical realism philosophical stance to perform a multiple case study. We did this with a qualitative research design, including eight semi-structured interviews with participants from different organizations currently engaged in partnerships. The data were analyzed using thematic analysis, which we practically performed using an abductive approach to code data and the subsequent thematization. The findings of this thesis are then, using theory matching and triangulation, presented to discover alternative explanations for the facilitating factors of CSI in partnerships.  Conclusion: We consolidated previous research to construct a definition of CSI. This consolidated concept was used to evaluate the initiatives in the participants’ partnerships. We used thematic analysis to define three distinct facilitating themes for generating CSI in partnerships: People, Partnership Conditions, and Institutional Entity Structure. Conclusively, the purpose was achieved as our findings and subsequent analysis indicates that the three realized themes substantially influence CSI generation. It was found that these facilitating factors are interdependent, as the underdevelopment of one area negatively influenced the ability to engage in CSI.

Our Gotland 2040 : A study of participating organisations through the lens of collaborative governance

On the island of Gotland in Sweden, “wicked problems” related to socioeconomic inequalities are growing. These are linked to the complex social sustainability issues that are tackled in the Regional Development Strategy “Our Gotland 2040”. With this strategy, Region Gotland aims at governing and coordinating stakeholders through collaborative governance toward a more sustainable future. The purpose of our research is to understand the experiences of participating organisations in this early stage of development of the social sustainability program, through the lens of collaborative governance theory. Qualitative data was collected through semi-structured in-depth interviews that underwent thematic analysis. Within the interviewed organisations two main themes have emerged: Collaborative Process and Political Influences. Each of them is discussed with additional subthemes. Given the exploratory character of our study, the findings create a basis for further, more conclusive research. Our recommendation for the ongoing collaboration is to pay attention to the political environment and how it impacts the collaboration. Furthermore, setting shared goals should be a priority, since participants encounter both strengths and challenges during this process.

A cost-benefit analysis of the extension of the Stockholm subway system Akalla-Barkarby / En kostnads-nyttoanalys över utbyggnaden av tunnelbanan mellan Akalla och Barkarby, Stockholm

The construction of the new subway extension between Akalla and Barkarby is a project that is already contracted upon and will be completed in 2025. Current studies on this subway extension shows that it is not profitable from a socioeconomic viewpoint but still the project is continued with which makes it an interesting study area. The aim of this report is to research the costs and benefits of the Akalla-Barkarby subway extension to see if there are other aspects, not included in the previous study, that has an impact on the profitability of the case. The main focus of this study is on social impacts that have often been overlooked in similar studies and are hard to quantify. The study was done through using a cost-benefit analysis quantifying the areas of investment cost, operating expenses, travel time, travel cost, real estate value, congestion, barrier effects, accessibility to work opportunities, accessibility to services, exercise, air pollution and accidents. A discount rate of 3.5 % was used and a life length of 35 years. It was divided in three different scenarios based on how large part of the new travelers that are predicted to be shifting to car to using the new subway. Scenarios one and two shows a negative NPV whereas scenario three shows a positive NPV. A change of above 14.65 % would mean that the investment is net positive. This shows that the project has a large potential to be profitable and also shows that the impacts from the social benefits account for a large part of the project’s benefits, which means that other studies might be lacking benefits and turns out net negative by not including social aspects. / Utbyggnaden av tunnelbanan mellan Akalla och Barkarby är ett projekt som redan är på gång att byggas och tunnelbanan kommer att vara körbar från och med 2025. Tidigare studier på just den här tunnelbanesträckningen visar på att den inte är samhällsekonomiskt lönsam vilket enligt nationalekonomiska teorier visar på att projektet inte borde genomföras. Då dessa slags studier ofta har begränsningar i både tid, tillgängliga data och resurser så finns det områden som ofta bortses från. Ett av dessa områden är sociala aspekter som till exempel hälsoeffekter och påverkan på utanförskap och segregation som potentiellt kan ha stor påverkan på slutresultatet. Därför är syftet med denna studie att undersöka kostnaderna och nyttorna med den nya tunnelbanesträckningen mellan Akalla och Barkarby för att ge en djupare insikt i de kostnader och nyttor som uppstår, med fokus på sociala aspekter som ofta förbises. Studien är en kostnads-nyttoanalys. Första steget identifierade intressanta områden att undersöka djupare och de kategorier som ansågs relevanta var ekonomi, transportrelaterade aspekter, hälsa och välmående, miljö och risker. Andra steget var att kvantifiera och värdera dessa områden. Det fanns även områden som av olika anledningar inte kunde kvantifieras och dessa gjordes en kvalitativ analys på. För att kunna jämföra nutida, dåtida och framtida kostnader och nyttor diskonterades värderingarna med hjälp av nuvärdesmetoden och slutvärdesmetoden med en diskonteringsränta på 3.5 % och en livstid på 35 år och visas upp som ett sammanslaget nuvärde. Studien delas upp i tre olika scenarion baserat på hur många av de beräknade resanden som kommer att ha bytt från att åka bil till att börja använda kollektivtrafik tack vare tunnelbaneutbyggnaden. Dessa scenarion är: scenario ett, 8 %, scenario två, 14 % och scenario tre, 20 %, där procenttalen visar på hur stor del av de nya resande som har bytt från att åka bil till att använda tunnelbana.   Scenario ett och två visar på ett negativt nuvärde, där scenario två ligger precis under gränsen medan det tredje scenariot visar på ett positivt nuvärde som indikerar att projektet är värt att investera i. En stor del av nyttorna kommer från just sociala effekter vilket visar på användbarheten i den här studien. De områden som har störst påverkan på slutresultatet är investeringskostnaden och driftskostnader samt nyttor från minskade trafikstockningar, tillgänglighet till jobb och restidsminskningar. De områden som värderats som hade minst påverkan var nyttor från utsläppsreduceringar och liv som räddats genom färre olyckor. Den största bristen med denna rapport är att den, precis som liknande kostnads-nyttoanalyser, visar på en förenklad bild av verkligheten då det helt enkelt inte är möjligt tidsmässigt eller datamässigt att få med alla kostnader och nyttor då dessa är för komplexa. Många av beräkningarna blir därför uppskattningar av ett riktigt värde men resultatet ger ändå en fingervisning till om projektet är lönsamt att investera i då det visar på att en övergång från bil till tunnelbana på 14.65 % och över ger en positiv investering. Eftersom att det finns nyttor som bara analyserats kvalitativt i denna rapport visar det på att det kan finnas ännu mer värde i investeringen och att den har en potential att vara lönsam även om övergången skulle visa sig vara under 14.65 %. De relativt höga värdena som sociala nyttor har fått i denna rapport visar på att många andra kostnads-nyttoanalyser skulle kunna ge andra utslag om den dimensionen varit med i beräkningarna och är ett område som måste få större tyngd i framtida socioekonomiska beräkningar.

Integrating sustainability aspects into the business development processes of Hemfrid / Integration av hållbarhet i Hemfrids affärsutvecklingsarbete

Sustainability is becoming more of a strategic tool in many companies today and will become even more important in the future. Hemfrid is today looking at many new business areas and has realized the importance of including sustainability in its new businesses. However, the link between sustainability and business development has not been researched in a larger extent and therefore there are no good methods to use. Therefore, the aim of this report is to provide a method and tool for Hemfrid to integrate sustainability aspects into their business development processes. To fulfil this aim, an analysis of current scientific literature and models within the areas of sustainability and business development was done. Based on those models, with a foundation in the Sustainable Development Goals, a model was created. To be able to weigh different impact area against each other, an MCA was conducted. Finally, the model was assessed through external feedback and through a SWOT analysis. The model is based on 14 of the 17 SDGs with specific impact categories for all of them. A tool was created in Excel to easily assess the impact of the new business development projects. Lastly a seminar was held with Hemfrid’s management team facilitating the model. / Hållbarhet håller idag på att utvecklas från ett område som de senaste åren varit en operationellt fokuserad verksamhet till något som mer och mer närmar sig strategiarbete. Som en del av den här utvecklingen börjar många företag konstatera att integrationen av hållbarhet i deras affärsutvecklingsarbete blir en fråga som blir allt viktigare. Hemfrid har de senaste 20 åren växt fram till ett marknadsledande företag inom hushållsnära tjänster där hemstädning för privatpersoner är den dominerande tjänsten. Hemfrid har valt att fokusera på att ge sina anställda kollektivavtal och trygg anställning och fokusera på sina anställda och kunder och i dagsläget tittar man på många nya affärsutvecklingsmöjligheter för att fortsätta erbjuda sina kunder hjälp i sina hem. I och med Hemfrids fokus på hållbarhet med schyssta arbetsvillkor och miljövänliga produkter har de även insett vikten av att även på ett tidigt stadium få in hållbarhetstänk i sitt affärsutvecklingsarbete. Denna rapport syftar därför till att skapa en modell och verktyg för Hemfrid för att integrera hållbarhetsaspekter i deras affärsutvecklingsarbete. Hemfrid-modellen är framtagen med de globala hållbarhetsmålen som utgångspunkt där olika kriterier identifierades inom varje mål som Hemfrid sedan kan utvärdera sina affärsutvecklingsprojekt utifrån. En litteraturstudie är även gjord där det identifierats nio ytterligare modeller inom hållbarhet respektive affärsutveckling som på olika sätt varit användbara för att skapa kriterier och övergripande användning av Hemfrid-modellen. Varje mål är viktat utifrån Hemfrids nuvarande verksamhet och strategi för att spegla företagets hållbarhetsprioriteringar. Verktyget är framtaget i Excel, baseras på en Multikriterieanalys och ger Hemfrid ett enkelt sätt att på en 5-gradig skala, för varje mål, utvärdera om kriterierna förändras från en skala mycket sämre till mycket bättre jämfört med dagens produkter eller tjänster. Verktyget visualiserar sedan om projektet som helhet är bra eller dåligt hållbarhetsmässigt samt vilka mål man har väldigt positiv påverkan på och bör kommunicera mot sina kunder samt vilka man bör se över och förbättra. Vidare har verktyget testats på två olika affärsutvecklingsprojekt där representanter från hållbarhetsavdelningen och affärsutvecklingsenheten fått ge feedback på användning och modellen har även presenterats och diskuterats tillsammans med Hemfrids ledning för att förankra modellens användande inom bolaget. Slutligen gjordes även en SWOT-analys där modellen visade vara över lag positiv. De negativa delarna med modellen ligger i att den är en förenkling av verkligheten och inte kommer kunna ta upp alla hållbarhetsaspekter som finns samt att det i användandet av modellen finns risk att man gör subjektiva bedömningar och ger sig själv bättre poäng än vad man egentligen borde. Modellen kommer dock kraftigt förenkla integrationen av hållbarhet i affärsutvecklingsprocesserna på Hemfrid och kommer användas för att försäkra att Hemfrid fortsätter vara starka inom hållbarhet och att erbjuda sina kunder smarta lösningar.

Social Stormwater : Treating the stormwater through blue-green social strategies in Hagsätra, Stockholm

This project is established on the following questions:  How can Stockholm adapt to increasing extreme rainfall events through combined stormwater drainage strategies?How can social sustainability be implemented in stormwater treatment?How can stormwater and social design educate the public about the importance of clean water bodies?  Global and national trends show that annual precipitation is increasing, and extreme weather events are becoming more common. Urban landscapes are more susceptible to cloudburst flooding due to impervious surfaces. Additionally, when the stormwater runoff reaches water bodies, it can pollute its recipients unless the stormwater is treated beforehand. Stockholm is an urbanised area with several surrounding water bodies of various sizes that are burdened by human activity, and the water quality in most water bodies is currently at an unsatisfactory ecological and chemical level.  The project site has been determined through mapping, where the accumulation of stormwater flows have been mainly considered. Another important factor is the socio-economically vulnerable aspect, to be able to tackle the social sustainability aspect. For this project, the lake Magelungen is the water body targeted, and the connected site is Hagsätra. This project is using a holistic approach to stormwater management, where the design of recreational spaces, such as parks and playgrounds, can be utilised to serve an ecological as well as a social purpose. A set of toolboxes have been set forth through research and case studies which have been contextualised in the site through sequences and strategies.

The Promise of a Fully Sustainable Malmö by 2030 : An Analysis of the Social Sustanability Goals in Malmö's Budget 2022 Through a Perspective of Intersectionality and Feminist geography

Malmö, Sweden’s third largest city, is gaining an international reputation for being a creative and environmental conscious city with cutting-edge architecture. At the same time Malmö is infamous for its high levels of poverty and occasional riots. In this thesis I will analyse how the municipal politicians in Malmö — responsible for Malmö’s budget 2022 — formulate social problems in Malmö, as well as the finances they put forward to tackle said problems. My analysis will be guided by Carol Bacchi’s (2010) method What’s the problem represented to be (WPR) as well as perspec- tives of intersectionality and feminist geography.  What is particularly interesting in the analysis of the budget’s social sustainability goals is that Malmö has been using the 17 Sustainable Development Goals (SDG) and 169 targets in Agenda 2030 as a blueprint for the budget ever since 2015.

MEEDS- A Decision Support System for Selecting the Most Useful Developmental Projects in Developing Countries : Case of Ghana

Several sustainable development indicators have been used to monitor and measure the progress of various countries. Similarly, reports and data available about countries progress prove that development has not been equal in all regions.  On the brighter side, the data can be used to inform decision making in areas that are experiencing deficiencies. In this research, a decision support system(DSS) is built to help governments and NGOs to properly choose projects that align with the needs of the people. We approached this research by utilizing Abraham Maslow’s proven psychological framework on the hierarchy of needs as the main criteria for choosing projects for sustainable development. The system ranks development projects based on the needs priority and how much it has been fulfilled. It ranks projects that meet an urgent need that is also lacking fulfillment higher than other project alternatives. The social progress index (SPI), a comprehensive open data that measures the social progress of counties were correlated to the needs indicated by Maslow’s Hierarchy. The needs were then used as criteria in the AHP decision analysis model to build a classic DSS to aid in selecting the most appropriate development project.
