In Search of Work-Life Balance: Organizational and Economic Challenges Confronting Women in Banking and Management Consulting Firms in Southwest Nigeria

Married women in the banking and management consulting firms in Nigeria encounter challenges that affect their commitment to their families while working long hours in demanding jobs. This study explores the challenges married women encounter and the impacts they have on women’s family lives, social lives, and health. I analyze primary and secondary sources to understand how organizational work culture such as long working hours, work competitiveness, and Nigeria’s unstable economy negatively affect the work-life balance of married women in banking and management consulting firms. Although participants shared the belief that their workplaces practiced “equality,” their descriptions of daily life activities indicate that women did not enjoy egalitarian conditions at work or at home. This study brings to light the challenges faced by married women and suggests how the Nigerian government can promote gender equality in the workplace through the review and amendment of the Nigerian Labor policy.

Syfte: Syftet med denna studie är att beskriva organisationers hur bakomliggande motiv påverkar införandet av hälsofrämjande aktiviteter och åtgärder. Metod: Kvalitativ studie med en induktiv ansats. Det empiriska materialet samlades in genom semistrukturerade intervjuer med elva informanter. Slutsats: Vi kan med denna studie konstatera att det är svårt att säga hur organisationers bakomliggande motiv påverkar införandet av hälsofrämjande arbete, främst på grund av den variation och bredd som ryms i begreppet. När organisationer erbjuder en för stor variation av hälsofrämjande aktiviteter och åtgärder, kan vi inte med säkerhet identifiera vilka motiv som påverkar vilka aktiviteter och åtgärder. / Purpose: The purpose of this study is to describe how underlying motives influence the implementation of health-promoting activities and measures. Method: Qualitative study with an inductive approach. The empirical material was col-lected through semi-structured interviews with eleven informants. Conclusion: This study shows that it is difficult to say how organizations underlying motives influence the implementation of health-promoting activities and measures, mainly because of the variety and width of the concept. When organizations offer too much variety in health-promoting activities and measures, it is not possible for us to iden-tify with certainty which motives influence which of the activities and measures.

L’hôpital public est une organisation qui connait de nombreuses transformations pour favoriser l’efficacité et l’efficience des soins. De nouvelles organisations du travail sont mises en place accompagnées de nouvelles règles de gestion comme la tarification à l’activité (T2A), qui vise à optimiser l’offre de soins tout en permettant un financement par les activités hospitalières. Ces évolutions ont des impacts potentiellement négatifs sur la gestion des ressources humaines. Aujourd’hui, les professionnels hospitaliers en particulier les soignants, majoritairement féminins, doivent faire face à une augmentation de l’activité hospitalière, à la pression du temps, aux contraintes horaires etc.Ces difficultés, que rencontrent les soignants au travail, débordent dans la sphère privée faisant aujourd’hui de la conciliation vie privée-vie professionnelle l’un des principaux enjeux de la qualité de vie au travail des soignants. Les difficultés à concilier vie privée-vie professionnelle peuvent être à l’origine d’une baisse de la satisfaction et de l’implication. A l’inverse, une bonne conciliation peut favoriser le développent de la satisfaction et de l’implication au travail et un enrichissement entre les sphères de vie professionnelle et personnelle. Cette recherche,sur les déterminants et les conséquences du conflit et de l’enrichissement travail-famille, repose sur une étude qualitative et quantitative. Les résultats mettent en évidence le rôle des conditions de travail (exigences de travail et autonomie au travail) et l’importance des ressources organisationnelles (soutien organisationnel, temps suffisant, horaires adaptés) et familiale (soutien familial) dans la survenance du conflit et dans le développement de l’enrichissement travail-famille. En outre, le conflit et l’enrichissement travail-famille peuvent jouer un rôle dans l’implication organisationnelle et la satisfaction des soignants. D’un point de vue managérial, notre recherche fait apparaître la nécessité pour l’hôpital, soucieux d’offrir des soins de qualité, d’améliorer le bien-être de ses professionnels et d’investir dans la qualité de vie au travail qui pourrait bien être un facteur d’attractivité des hôpitaux publics dans un contexte de nombreux de départs en retraite. / Public hospital has undertaken many transformations in order to favour the effectiveness and the efficiency of care. The implementation of new forms of work organisation has been accompanied by the introduction of new governance rules like the “tarification à l’activité” (the pricing based on activity, T2A) which aims at optimizing healthcare provision while allowing the hospital to fund its activities. These changes potentially have negative impacts on human resources management. Nowadays, healthcare workers (predominantly women) have to face an increase in hospital activities, pressure of time, schedule constraints (time restriction) etc.The difficulties that are facing healthcare workers in their job also affect their private life.Therefore, today, reconciling work and family life is one of the main issues of healthcare workers’ quality of work-life. Difficulties in achieving a balance between work and family life can lead to a decrease in the level of job satisfaction and commitment. Conversely, a good work-life balance can encourage job satisfaction, work commitment, and work-life enrichment.The purpose of this research is to study the determinants and consequences of the work-family conflict and enrichment.This research uses a qualitative and a quantitative approach.The results indicated the role of working conditions (work demands and autonomy) and the importance of organizational resources (organizational support, sufficient time, flexible schedules) and family support in the occurrence of the conflict and in the development of enrichment.Besides, work-family conflict and enrichment can play a role in healthcare workers’ satisfaction and organizational commitment.From a management perspective, our research indicated the need for the hospital that is concerned with providing quality care, to improve the well-being of its healthcare workers and invest in the quality of work life. This could be a factor that would make public hospitals attractive in a context of large number of retirements.

Role občanského sektoru při realizaci inovativních projektů a jejich přínos / The role of NGO's in the process of implementation of innovative projects, and their outcomes

The thesis addresses subject of innovative projects of NGOs in the field of parental support to return to the labour market after maternity leave. The main purpose of the thesis is to deliver a report about the role of the NGO in the process of implementation of innovative projects by using case studies. The objective of the thesis is to identify outcomes and level of innovation of these projects on the basis of testimonies of active participants. The theoretical part of the thesis describes NGOs and their basic functions, definition of innovation, and definition of social innovation. Another part of the thesis discusses issues related to the return to the labour market after maternity leave, family politics in the Czech Republic, and its support in the form of the Structural Funds of the European Union. Main findings of the research is that NGOs in the Czech Republic have mainly linking function between individuals and corporations. Networking enables mutual exchange of information and experience. It is a highly important contribution of these projects. Proměny konceptu slaďování rodinného a pracovního života na úrovni EU / The concept of work life balance and its changes at the EU level

The aim of this thesis is to analyse how the concept of work-life balance (and reconciliation policies in general) is constructed and defined at the European Union level. In order to analyse these often implicit definitions, the European Commission's working documents from 1995 to 2016 are gathered and subjected to category and content analysis. Reconciliation policies and work-life balance are stable concepts, occurring in 152 documents over the studied 22 years period. Annual Reports on gender equality and documents connected to the European Employment Strategy are specifically analysed. Even though the "reconciliation policies are part of equality policies" argumentation is often stressed, the expressed goals are usually connected to the goals of employment policies and economic policies, with economic growth being behind this argumentation. The most represented policy areas are leave policies, mainly parental leave, and services for childcare and other dependants, usually connected to the same goal - bringing more women into the labour market.

This thesis is dedicated to women who were called "the super women" during the communist era. Their mission was to combine their profession with taking care of their children alongside of being a housewife. Even though the traditional model of the men supporting the whole family changed to more democratic model with the both man and woman supporting the family, the housekeeping and taking care of children still stayed the wive's responsibility. In the period of communism, women were "double burdened". They dedicated their lives for their families and the free time they had, which was less then what men had, mostly corresponded with the interests of children and the whole family. In this thesis I focus on how these women live nowadays. They have already retired and after losing their partner they now live alone. I also focus on how they deal with this different life situation and changes in their social roles. I work with the theoretical approaches of emancipated femininity and active aging as a way to cope with changes in social status. I chose the qualitative approach as a research method. It is implemented in this diploma thesis by analyzing thorough interviews with widowed seniors.

The aim of this diploma thesis is to analyse in detail the issue of the position of women in top management positions in the Czech Republic. The theoretical part of the thesis focus mainly on the legislation and mapping of the current situation of the issue. The thesis also examines gender, gender identity and gender mainstreaming, all of those terms are defined in detail in the text. The first part of the theses builds an important theoretical base and explains terms such as glass ceiling and the mentioned gender mainstreaming. The work also investigates the issue of equal pay and employment of women. The practical part of the thesis contains its own qualitative research that was done with specific top managers in the selected company. The aim of the practical part is to compare the theoretical concepts of the position of women on the Czech labour market with the situation in a particular Czech company. During the research are investigated both opinions of top managers on the nationwide situation as well as the situation within the company. Based on the research results, the research questions are answered and recommendations for improving the current position of women on the Czech labour market are formulated.

The purpose of this thesis is to examine the role of selected companies in the area of work-life balance of employees, with a focus on the concept of corporate social responsibility. The issue of reconciliation both parts of life has recently become a topic that attracts more and more attention as there has been an incresed number of people facing struggles in this area. Therefore, in the first part of the thesis the topic of work-life balance was put into social context, subsequently into the context of public and social policy and finally also to the concept of corporate social responsibility which represents a framework through which the work-life balance issue is viewed. There are lots of actors influencing one's possibilities regarding reconciliation of work and personal life, however, employers are one of the most significant ones. The thesis thus focuses on two companies with a different scope of work-life balance policy in a form of case study.
