Trajetórias de carreira de negros: um estudo sobre os aspectos favoráveis e desfavoráveis percebidos por executivos negros

This study aimed to work exclusively with the dimension of race in diversity in Brazilian organizations, and to answer the following question: What aspects are perceived as favorable or unfavorable for black executives to develop their own career paths? This being the case, the following objectives were set out: (i) General Objective: to investigate the favorable and unfavorable aspects perceived by black executives in developing their career paths; (ii) Specific Objectives: [a] to map the life stories of responding black executives; [b] to map the practices and the inclusive behaviors perceived by black executives in the organizations where they have developed their careers; [c] to investigate how black executives developed their own career paths; [d] to understand how black executives perceive the existence of racism in the organizations in which they have developed their careers; [e] to identify aspects perceived as positive by black executives in the development of their career paths; (f) to identify the aspects perceived of as unfavorable by black executives in developing their career paths. As research subjects, we considered five black executives, Brazilian men aged between 30 and 50 years of age, with consolidated careers in different organizations and / or different departments of large organizations in Brazil. All of the subjects had held managerial positions or equivalent to those who were responsible for resource management, had participated in the decisionmaking processes and organizational politics of their company. The life story was chosen as a research strategy, and in-depth interviews were held in two meetings with each of the five research subjects. The results were divided into fourteen categories, eleven of which were common to the subjects, who were responsible for responding to the research problem of this study, and three other unusual categories that were not reported in all life-story narratives. Executives indicated a range of favorable and unfavorable aspects that were relevant to the development of their career paths. / O Brasil foi palco de significativas transformações durante os últimos anos e isso trouxe contribuição para o desenvolvimento de um padrão cultural destacado pela formação de uma população notavelmente miscigenada, que, apesar disso, vive o paradoxo de não oferecer igualdade de oportunidades para seu povo, assumidamente marcado por diferenças sociais, econômicas e culturais. Este estudo se propôs a trabalhar exclusivamente com a dimensão de raça e diversidade em organizações brasileiras e responder ao seguinte problema de pesquisa: Quais aspectos são percebidos como favoráveis e desfavoráveis por executivos negros ao desenvolvimento de suas próprias trajetórias de carreira? Com isso, temos os seguintes objetivos: (i) objetivo geral: investigar os aspectos favoráveis e desfavoráveis percebidos por executivos negros no desenvolvimento de suas trajetórias de carreira; (ii) objetivos específicos: (a) mapear a história de vida dos executivos negros respondentes; (b) mapear práticas e comportamentos inclusivos percebidos por executivos negros nas organizações onde desenvolveram suas trajetórias de carreira; (c) investigar como executivos negros desenvolveram suas próprias trajetórias de carreira; (d) entender como executivos negros percebem a existência de racismo nas organizações onde desenvolveram suas trajetórias de carreira; (e) identificar os aspectos favoráveis percebidos por executivos negros no desenvolvimento de suas trajetórias de carreira; (f) identificar os aspectos desfavoráveis percebidos por executivos negros no desenvolvimento de suas trajetórias de carreira. Como sujeitos de pesquisa foram considerados cinco executivos negros, homens brasileiros com idade compreendida entre 30 e 50 anos e trajetória de carreira consolidada em diferentes organizações e/ou diferentes departamentos de organizações de grande porte no Brasil; que tenha ocupado posições gerenciais ou correlatas, desde que fossem responsáveis pela gestão de recursos, participassem do processo decisório da empresa, bem como estivessem envolvidos na arena política da organização. Optou-se pela história de vida como estratégia de pesquisa e realizou-se entrevista em profundidade durante dois encontros com cada um dos cinco sujeitos de pesquisa. Os resultados apontaram quatorze categorias, das quais onze eram comuns aos sujeitos, sendo elas responsáveis por responder ao problema de pesquisa deste estudo e outras três categorias incomuns, as quais não foram relatadas em todas as narrativas de história de vida dos sujeitos. Os executivos indicaram uma gama de aspectos favoráveis e desfavoráveis que foram pertinentes ao desenvolvimento de suas trajetórias de carreira.

Psykologisk trygghet hos individen och ansvarstagande i yrkesrollen                                 : En kvalitativ intervjustudie / Psychological safety and accountability in the professional role : A qualitative interview study

Studiens syfte är att undersöka upplevelser av och uppfattningar om psykologisk trygghet i relation till ansvarstagande bland skogliga planerare utifrån frågeställningarna: hur ser den psykologiska tryggheten ut bland skogliga planerare? Samt: hur påverkar förekomsten av psykologisk trygghet individens upplevda möjlighet till ansvarstagande i sin yrkesroll? Kvalitativ, induktiv metod med fenomenologisk ansats valdes för studien. Materialinsamlingen genomfördes genom semistrukturerade intervjuer. Det insamlade materialet analyserades genom induktiv tematisk analys. Studiens resultat visar att informanterna genomgående uttrycker ett stort ansvarstagande och hög psykologisk trygghet i sitt arbete. En starkt negativt påverkande faktor på den psykologiska tryggheten visade sig vara ensamarbete och då främst i samband med att informanterna fattade komplexa beslut. Studiens slutsats visar på stort ansvarstagande kombinerat med upplevd stor psykologisk trygghet bland dessa skogliga planerare. Informanterna uppfattas i stor utsträckning befinna sig i en arbetsmiljö med goda förutsättningar för lärande vilket möjliggör en hållbar utveckling för individ och organisation. / The purpose of the study is to investigate the degree of psychological safety in relation to responsibility among forest planners based on the questions: what are the experiences of psychological safety among forest planners? And: How do different experiences of psychological safety relate to experiences of individuals responsibility in their professional role? A qualitative, inductive method with a phenomenological approach was chosen for the study. The collection of material was conducted through semi-structured interviews. The collected material was analyzed through inductive thematic analysis. The results of the study show that the informants consistently expressed high accountability and an experienced high psychological safety in their work. A negative factor mentioned as important for experiencing psychological safety at work is working alone, mainly in connection with the informants making more complex decisions. The study's conclusion shows high accountability combined with perceived high psychological safety among these forest planners. The informants are perceived to be in a work environment with good conditions for learning, which enables sustainable development for the individual and the organization.
