花蓮縣國民小學學校組織健康與教師組織信任關係之研究 / A Study of the Relationship between School Organizational Health and Teachers’ Organizational Trust in Elementary Schools in Hualien County

本研究旨在探討花蓮縣國民小學學校組織健康和教師組織信任之關係。主要採取調查研究法,以花蓮縣102所公立國民小學教師為研究對象,抽取438位教師為樣本,回收有效問卷309份,以描述性統計分析、t考驗、單因子變異數分析、薛費法事後比較、皮爾遜積差相關及逐步多元迴歸分析等方法進行問卷資料之統計分析,依據研究結果,歸納出下述結論: 一、國民小學教師於學校組織健康知覺情形良好,其中以「重視學生學業成就」向度知覺程度最高,「資源影響性」向度知覺程度最低。 二、國民小學教師組織信任知覺情形良好,其中以「信任校長」向度知覺程度最高,「信任學校」向度知覺程度最低。 三、不同學校規模於學校組織健康之資源影響性向度上有顯著差異。 四、不同服務年資於教師組織信任各向度及整體上有顯著差異;擔任職務的不同於教師組織信任之信任同儕向度上有顯著差異。 五、國民小學學校整體組織健康與整體教師組織信任呈現高度正相關,其餘各向度之間均為中度正相關,且各向度及整體間均達.01顯著水準。 六、國民小學學校組織健康能有效預測教師組織信任。 根據上述研究結果提出具體建議,以供教育行政主管機關、學校教育工作者和未來相關研究之參酌。 關鍵字:學校組織健康、教師組織信任 / This study aimed to investigate the relationship between organizational health and teacher’organization trust in Hualian elementary schools. Survey research was adopted. The subjects of this study were teachers in 102 public elementary schools of Hualian county. 438 questionnaires were distributed; 309 questionnaires were available. Descriptive statistical analysis, t-test, one way analysis of variance, scheffe post hoc comparison test, Pearson product-moment correlation and multiple stepwise regression analysis were utilized to perform the statistical analysis of data. Based on the results of this study, the conclusions were drawn as below: 1. The awareness of elementary school teachers on the school organizational health is good. Among them, “Academic emphasis” ranks the top of all dimensions; “Resource influence” is the lowest dimension. 2. The awareness of elementary school teachers on the teacher’organizational trust is good. Among them, “Trust in the principal” ranks the top of all dimensions; “Trust in the school” is the lowest dimension. 3. There were significant differences in “Academic emphasis” of the school organizational health 4. Different service years have significant different dimensions of the teacher’organizational trust and overall dimensions; different positions have significant different dimensions of trust in colleagues under the item of the teacher’ organization trust. 5. There is a high positive correlation between the overall school organizational health and the overall teacher’organizational trust in elementary schools. Other dimensions have moderate positive correlations and the correlations between different dimensions and the overall dimension reach the significant level of 01. 6. The organizational health of elementary schools can effectively predict teacher’organizational trust. Specific suggestions were put forward based on the above results of study, which could be used as references for educational administration authorities, school educators and future related researches. 高中校長領導行為、教師組織承諾與學校組織效能關係之研究

本研究的目的在探討高中校長領導行為、教師組織承諾與學校組織效能之關係。所稱「高中校長」包括公立(含國立與縣市立)高級中學與私立高級中學校長。   本研究採用文獻分析法與問卷調查法,文獻分析法以蒐集、探討國內外相關文獻,作為擬定研究架構與編製調查問卷內容之依據;問卷調查法以自編「高級中學學校組織運作現況調查問卷」(內含校長領導行為問卷、教師組織承諾問卷與學校組織效能問卷)為工具,對全國公私立高中進行問卷調查。問卷以高中教師為調查對象,經分層隨機取樣,計調查49所學校,發出問卷1,185份、回收1,090份、有效問卷1,053份,可用率89%。調查所得資料分別以描述性統計、t檢定、單因子變異數分析、Pearson積差相關、典型相關分析、逐步多元迴歸分析等統計方法實施資料分析,據以進行研究結果的分析與討論。   本研究獲得下列重要結論: 一、高中校長領導行為、教師組織承諾與學校組織效能的現況良好。 二、不同教師背景變項下,高中校長領導行為、教師組織承諾與學校組織效能,各有明顯的差異性。 (一)男性教師、年齡較大的教師、兼任行政職務的教師,所感受與知覺的高中校長領導行為、教師組織承諾與學校組織效能,都明顯高於女性教師、年齡較小的教師、未兼任行政職務的教師。 (二)在「本校服務年資」比較資深的教師,所感受與知覺的教師組織承諾與學校組織效能,明顯高於比較資淺的教師。 (三)在「學歷」變項方面,「研究所以上」在「組織認同」、「目標達成」大於「師範院校」;「一般大學」在「主動例外管理」大於「師範院校」、「研究所以上」;「一般大學」、「研究所以上」在「態度型承諾」、「努力意願」大於「師範院校」;「師範院校」只有在「被動例外管理」大於「研究所以上」。 (四)私立學校教師、大型學校教師,所感受與知覺的「轉型領導」、「態度型承諾」與學校組織效能,都明顯高於公立學校教師、小型與中型學校教師。 (五)市區學校教師在「被動例外管理」、「組織認同」、「留職傾向」、「目標達成」等層面,明顯高於鄉鎮學校教師;而鄉鎮學校教師則在「型塑願景」、「智能啟發」、「主動例外管理」等層面,明顯高於市區學校教師。 三、高中校長呈現高度的領導行為、教師具有高度的組織承諾,則會有較高的學校組織效能。 四、高中校長領導行為、教師組織承諾與學校組織效能之間有密切的關係。 五、高中校長領導行為中的「個別關懷」、教師組織承諾中的「組織認同」,最能 有效預測學校組織效能。 根據本研究之結論,提出建議如下: 一、對教育行政機關的建議 (一)建立完整的高中校長培育與證照制度,以提高校長領導行為。 (二)建立教師專業發展、評鑑與分級制度,以提高教師組織承諾。 (三)研訂學校組織效能更具體、明確的指標,建立績效責任制度。 二、對高中校長的建議 (一)轉型領導與互易領導等校長領導行為近年來受到重現,且與學校組織效能有密切關係,值得善加運用。 (二)宜多關懷女性教師、年齡較小的教師、未兼任行政職務的教師,以提高校長領導行為。 (三)應致力於學校組織效能的提升。 三、對高中教師的建議 (一)教師組織承諾對學校組織效能具有重要之影響,值得高中教師們重視並實踐。 (二)女性教師、年齡較小的教師、服務年資較淺的教師、未兼任行政職務的教師,宜增強對組織的承諾。 (三)公立學校教師應自珍自重,用心於學校校務的運作、專注於對組織的承諾,進而致力於學校效能的提升。 四、對其他單位之建議 (一)建議師範院校,應加強教育專業知能、教學專業態度之培育,以養成具備高度組織承諾、高度組織效能的高中教師。 (二)建議教師專業組織,可致力於教師組織承諾的提高,俾有助於學校組織效能,進而提升教師專業地位。

本研究旨在探討國小輔導教師之人格特質、知覺之學校組織氣氛與其專業倫理行為間的影響情形,並進ㄧ步探討人格特質、學校組織氣氛是否可以解釋輔導教師之專業倫理行為。 研究過程採用問卷調查法,以服務於國內北中南三區之313位國小輔導教師(專任及兼任)為研究對象。研究工具包含「五大人格特質量表」、「學校組織氣氛量表」、「輔導教師專業倫理行為量表」。 本研究以SPSS 17.0版統計套裝軟體進行統計分析,依據所得資料,進行描述性統計、獨立樣本t檢定、Pearson積差相關、單因子變異數分析、逐步多元迴歸等統計方法來驗證假設,研究結果如下: 一、國小輔導教師之五大人格特質中,以「和善性」特質最明顯,「情緒穩定 性」特質則相對不明顯。 二、國小輔導教師知覺之學校組織氣氛類型中,以「開放型」之比例為最多, 以「約束型」之比例為最少。 三、國小輔導教師在專業倫理之表現上,以「對當事人之責任」之表現程度最 高,「對監護人之責任」表現程度較低 四、國小輔導教師會因輔導倫理了解程度、輔導年資以及學校所在位置之不 同,而在部分專業倫理行為的表現上有所差異。 五、國小輔導教師之人格特質與專業倫理行為間有顯著相關,其中以「外向 性」之關聯性為最高。 六、知覺學校組織氣氛為「開放型」之國小輔導教師,在部分專業倫理行為 上,表現程度高於「封閉型」和「疏離型」之輔導教師。 七、學校組織氣氛中的「教師同僚行為」、「教師親密行為」、「校長支持行 為」,與輔導教師專業倫理行為有顯著相關,其中以「教師親密行為」關 聯度最高。 八、國小輔導教師之人格特質、學校組織氣氛能有效預測其專業倫理行為,其 中以「外向性」之預測效力為最高,其次是「教師親密行為」以及「對輔 導倫理的了解程度」。 最後根據研究結果,針對國小輔導教師、教育行政單位,以及未來研究提出建議以供參考。

本研究的主旨在瞭解國民中學「學校組織溝通」與「教師工作投入」之關係,研究方法以問卷調查法為主,並輔以實地訪談。研究工具為自編之「國民中學學校組織溝通與教師工作投入問卷」,調查對象係以桃園縣公立國民中學(含國民中小學)教師共 497人為樣本。研究資料分析以描述統計、t考驗、單因子變異數分析及Scheffe’、積差相關及逐步多元迴歸等方法進行分析處理。本研究獲得之結論如下: 本研究獲得之結論如下: 一、國民中學教師知覺學校組織溝通之現況,屬良好程度;以「組織氣氛」最高。 二、國民中學教師知覺教師工作投入之現況,屬於良好程度;在各層面中,以「工作評價」層面的表現最好。 三、國中教師個人背景變項之性別、年齡、服務年資、學歷、職務、學校規模之不同,在知覺「學校組織溝通」部分有顯著差異。 四、國中教師個人背景變項之性別、年齡、服務年資、學歷、職務,在知覺「教師工作投入」部分有顯著差異。 五、學校組織溝通整體及各層面與教師工作投入整體及各層面間,有顯著的正相關,表示國民中學學校組織溝通與教師工作投入之關係密切。 六、學校組織溝通各層面對整體教師工作投入具有預測力,其中又以「個人回饋」對教師工作投入最具正向的預測作用。 根據研究結果提出結論與建議如下: 一、對教育行政機關的建議 (一)將組織溝通相關課程納入校長主任儲訓與進修 (二)縮小學校規模,提升溝通機制與效能 二、對國民中學的建議 (一)建立組織溝通之機制與模式,促進校務推動 (二)辦理教師教學經驗交流活動 (三)鼓勵教師進修,充實專業知能與溝通技巧,增進組織溝通 (四)建立未擔任行政職之教師溝通管道 (五)邀請教師參與行政工作 (六)辦理教師文康活動,增進教師的互動 (七)積極建立個人回饋機制,鼓勵教師適時給予回饋 三、對國民中學教師之建議 (一)破除傳統性別藩籬,積極參與組織活動 (二)善用溝通媒介及管道,正確獲得訊息及表達意見,增進組織溝通效能 / This study aims to understand the junior high school "organizational communication" and "teachers’ job involvement " of the current situation, to explore the junior high school "School organizational communication" and "teacher job involvement" in individual differences on background variables, to produce predictive power by analyzing the relationship of the perceptions between the teachers’ "School organizational communication" and "Teachers’ job involvement, " and to make specific practical suggestions based on the comprehensive study of the results. In order to achieve its purposes, this study has methodologically adopted document analysis, questionnaire survey and face to face interview. The subjects are public junior high schools (including junior & primary school) teachers in Taoyuan County. The self-edited questionnaire of this study, “The Junior High School Teachers in Organizational Communication and Teachers’ Job Involvement Survey Questionnaire” was designed and the 497 samples were surveyed. The data were analyzed and presented by t-test one-way ANOVA and Scheffe’s statistics to test hypotheses, Pearson product-moment correlation, and stepwise multiple regressions. The conclusions of this study are as follows: 1. Junior high school teachers perceived the current status of organizational communication is in a good degree, "organizational climate" the maximum. 2. Junior high school teachers perceived the current situation of teacher involvement is in a good degree; at all levels, the "job evaluation" level is the best. 3. A significant difference showed on the perception of "organizational communication" based on the teachers personal background variables, like gender, age, years of service, qualifications, duties, and schools of different scale. 4. A significant difference showed on the perception of "teachers’ involvement" on difference teachers personal background variables, like gender, age, years of service, qualifications, and duties. 5. The overall school organization and the level of communication with teachers and the level of job involvement among the whole, a significant positive correlation reveals that junior high school organizational communication and the relationship between job involvement of teachers have closely relationship. 6. On the level of the whole school organization levels of communication with the predictive power of teachers into the work, among which "personal feedback" on the job involvement, predicted the most positive effect. Based on the findings, conclusions and recommendations for educational administration, schools, and future research. 1. On the educational authority: (1) Communication-related courses will be organized into the principal director training and education. (2) Reduce school size to improve the effectiveness of communication mechanisms and efficacy. 2. The recommendations for the junior high schools: (1) To establish of the mechanism and mode of organizational communication, and promote the school to promote. (2) To encourage teachers to share teaching experience. (3) To encourage teachers to pursue and enrich the professional knowledge and communication skills, improving organizational communication. (4) To establish a communication channel for the executive staff of teachers. (5) To encourage teachers to participate in administrative work. (6) To handle recreational activities for the teachers to enhance interaction. (7) To establish personal feedback mechanism actively to encourage teachers to give timely feedback. 3. The recommendations for the junior high school teachers: (1) To remove the traditional gender barriers, and actively participate in activities. (2) To make use of communication media and channels, to get the correct information and express their views, and to enhance the effectiveness of organizational communication.

臺北市國民小學校長空間領導與學校組織氣氛關係之研究 / The study of the relationship between principal’s space leadership and school organizational climate of elementary schools in Taipei City

本研究旨在探討校長空間領導對學校組織氣氛的影響。研究方法為問卷調查法,研究對象為臺北市國民小學校長、主任及教師,共發出604份問卷,有效問卷計463份,可用率達76.66%,問卷回收後分別以描述性統計、t考驗、單因子變異數分析、Pearson積差相關、多元迴歸、結構方程模式等統計方法進行研究。根據研究結果與分析後歸納之結論如下: 一、臺北市國民小學校長空間領導表現為中上程度,以「以空間規劃提升教育意境」程度為最高,「以空間規劃拓展社區關係」程度為最低。 二、臺北市國民小學教育人員知覺學校組織氣氛為中上程度,以「校長支持行為」之知覺程度為最高,「教師疏離行為」之知覺程度最低。 三、臺北市國民小學教育人員知覺學校組織氣氛以開放型與封閉型氣氛約各佔三分之一。 四、臺北市國民小學以擔任主任職務、與得獎學校之教育人員知覺「校長空間領導」的程度較高。 五、臺北市國民小學以51歲(含)以上、任教21年(含)以上、擔任校長及主任職務、學校規模在19-36班與得獎學校之教育人員知覺「學校組織氣氛」的程度較高。 六、校長空間領導與學校組織氣氛有顯著正相關,校長空間領導越高,校長與教師開放行為指數也越高,學校也越傾向開放型氣氛。 七、校長空間領導對學校組織氣氛有顯著的預測力,以「以空間規劃帶動課程發展」對校長行為開放指數最有預測力;以「以空間規劃豐富學習資源」對教師行為開放指數最有預測力。 八、校長空間領導與學校組織氣氛結構方程模式之適配度與影響力良好。 本研究最後根據研究結果提出各項建議,以供教育行政機關、學校及 未來之參考。

本研究旨在瞭解臺北市國民小學校長空間領導與學校組織創新之現況,探討不同背景變項知覺程度之差異,分析校長空間領導與學校組織創新之相關情形,探究校長空間領導對學校組織創新的預測力,並建構國民小學校長空間領導與學校組織創新的結構方程式模型。 本研究採問卷調查法,共計抽樣100所學校,發出970份問卷,回收764份問卷,獲得有效問卷619份,可用率為64%,且經由描述統計分析、因素分析、t考驗檢定、ANOVA變異數分析、皮爾森積差相關分析及結構方程模式分析獲得研究結果。 本研究獲致結論如下: 一、臺北市國民小學校長空間領導達高程度表現,以「融入課程教學」構面發展最佳。 二、臺北市國民小學學校組織創新達高程度表現,以「公共關係創新」構面發展最佳。 三、臺北市國民小學以學校規模49班以上、男性、在現職學校服務年資5年以下與兼任主任職務之教師知覺校長空間領導程度較高。 四、臺北市國民小學以學校規模49班以上、男性、30歲以下、在現職學校服務年資5年以下與兼任主任職務之教師知覺學校組織創新程度較高。 五、國民小學校長空間領導與學校組織創新之間存有高度正相關。 六、國民小學校長空間領導對學校組織創新具有預測力。 七、國民小學校長空間領導與學校組織創新結構方程式模型獲得支持。 最後,本研究依據研究結論提出建議,俾供國民小學校長、教育行政機關與未來研究之參考。 / This study aims to investigate the relationship between the principal’s space leadership and school organizational innovation of elementary schools in Taipei City, to explore the diversity of different background variables in the principal’s space leadership and school organizational innovation, as well as to construct the theoretical model for these two elements. The data were collected from 100 elementary schools in Taipei City, and 970 questionnaires were distributed, with 619 valid samples. The effective rate was sixty-four percent. The collected data was analyzed by the method of descriptive statistics, confirmatory factor analysis, t-test, one-way ANOVA, Pearson correlation, and SEM. Below are the conclusions of this study: 1.The level of the principal’s space leadership in Taipei City schools is high, and the performance in the dimension of “integrated curriculum and teaching into space” is outstanding. 2.The level of school organizational innovation in Taipei City schools is high, and the performance in the dimension of “public relations innovation” is outstanding. 3.In Taipei City, the elementary school teachers who work in the large size school having over forty-nine classes, who are male, whose years of in-service experience are under five, and who work as directors have higher perception on the principal’s space leadership. 4.In Taipei City, the elementary school teachers who work in the large size school having over forty-nine classes, who are male, who are under thirty years old, whose years of in-service experience are under five, and who work as directors have higher perception on school organizational innovation. 5.High significant positive correlation presentes between the principal’s space leadership and school organizational innovation. 6.The principal’s space leadership has a predictive effect on school organizational innovation of elementary schools. 7.The results of this research support the theoretical model constructed in this study. At last, according to the above conclusions, the study offers suggestions for elementary school principals, education administration authorities and future research.

本研究旨在探討竹苗區國民中學教師知覺校長願景領導、學校組織氣氛與學校效能之關係。為達研究目的,首先蒐集相關文獻資料加以探討分析,瞭解校長願景領導、學校組織氣氛與學校效能之內涵,以建立本研究架構之理論基礎,及問卷編製的依據。在實證研究上採調查研究法,以竹苗區公立國民中學教師為樣本對象,採「分層隨機抽樣」方式,進行研究資料的蒐集,共發出600份問卷,有效問卷582份,回收可用率達97.0%。問卷回收後,分別以描述性統計、t考驗、單因子變異數分析、皮爾遜積差相關及逐步多元迴歸等進行統計分析。 綜合文獻探討及調查研究結果,本研究獲致研究結論如下: 一、竹苗區國中教師知覺校長願景領導屬於中高程度,其中以「願景的發展與宣導」層面最佳。 二、竹苗區國中教師知覺學校組織氣氛屬於中高程度,其中以「教師承諾行為」層面最佳。 三、竹苗區國中教師知覺學校效能屬中高程度,其中以「有效的教學品質」層面最佳。 四、在「校長願景領導」方面,不同「學校位置」背景變項之國中教師,知覺校長願景領導有顯著差異。 五、在「學校組織氣氛」方面,不同「性別」、「現任職務」、任職學校「校長性別」及「學校位置」背景變項之教師,知覺學校組織氣氛有顯著差異。 六、在「學校效能」方面,不同「學校規模」及「學校位置」背景變項之教師,知覺學校效能有顯著差異。 七、竹苗區國中校長願景領導與學校組織氣氛具有顯著相關。 八、竹苗區國中校長願景領導與學校效能具有顯著相關。 九、竹苗區國中學校組織氣氛與學校效能具有顯著相關。 十、竹苗區國中校長願景領導與學校組織氣氛對學校效能具有顯著預測作用。 根據以上研究結果,提出具體建議,提供教育行政機關、學校行政及教師未來相關研究之參考。 / The overall objective of this study is to estimate the associations among the principal’s visionary leadership, school organization climate, and school effectiveness in Hsinchu and Miaoli junior high schools. To achieve the research purposes, a literature review was conducted to understand the principal’s visionary leadership, school organization climate and school effectiveness, and then to establish the fundamental theory of this study and develop questionnaires. This is a cross-sectional survey study using stratified random sampling design. The study recruited teachers in Hsinchu and Miaoli areas public junior high schools. A sample of junior high school teachers in Hsinchu and Miaoli areas, stratified random sampling, issued a total of 600 parts, 582 valid questionnaires, the effective rate of 97.0% questionnaires. The collected data was analyzed by descriptive analyses, t-test, one-way ANOVA, Pearson product-moment correlation, and multiple stepwise regression analysis. The main findings of the study include: 1.Moderate-high teacher’s perceptions of the principal’s visionary leadership were shown, and “development and propaganda of the vision” had the highest level. 2.Moderate-high teacher’s perceptions of the school organization climate were shown, and “teacher’s commitment behaviors” had the highest level. 3.Moderate-high teacher’s perceptions of the school effectiveness were shown, and “effective teaching quality” had the highest level. 4.School location showed significant effect on teacher’s perceptions of the principal’s visionary leadership. 5.Teacher’s gender, current position, principal’s gender, and school location showed significant effects on teacher’s perceptions of the school organization climate. 6.School scale and location showed significant effects on teacher’s perceptions of the school effectiveness. 7.Principal’s visionary leadership and school organization climate were positively correlated. 8.Principal’s visionary leadership and school effectiveness were positively correlated. 9.School organization climate and school effectiveness were positively correlated. 10.Principal’s visionary leadership and school organization climate were significant predictors of school effectiveness. According to the above research conclusions, the suggestions are proposed to be used as reference by educational institutions, school administrative units, and teachers in the future.

輓近領導理論的發展,極力強調有效領導除應因時、因事、因境而制宜外,且應因 人而異。就學校而言學校結合了許多不同特質的成員,校長如何因材器使,事竟其 功,俾使學校有較佳的組織氣氛,則是領導上一個重要問題。有鑑於此,本文期從 理論上之深入探討及實證性事後溯因研究,來檢視我國「國中校長領導型式、教師 人格特質與學校組織氣氛的關係」,並據以提出結論與建議,以供參考。 本論文計分五章,第一章為諸論,旨在闡述組織氣氛的重要性,強調校長應配合個 別差異,彈性運用傾導型式,以發揮領導型式,以發揮領導的效能。第二章為文獻 探討,乃就領導型式,人格特質與組織氣氛三方面,深入探討其涵義與相互間之關 係,以為本文理論根據。第三章為研究方法,係將本文之研究設計與實施,做一詳 細說明。第四章為結果與討論,乃就所得資料之統計結果,加以分析與討論。第五 章為結論與建議,則根據理論分析與實證發現,提出結論與建議,以供參考。本文 合計約八萬字。茲將本研究之結論,扼要敘述如下: 1.學校組織氣氛確因校長領導型式之不同而有差異。 2.教師人格特質與學校組織氣氛有相關存在。 3.校長領導型式的運用若能配合教師人格特質之不同而異,則學校組織氣氛較佳。 #2810794

國民中學校長家長式領導層面、學校組織健康與教師組織公民行為關係之研究 / A Study of the Relationships among Paternalistic Leadership, Organizational Health, and Organizational Citizenship Behavior in Public Junior High Schools

本研究旨在探討國民中學校長家長式領導層面、學校組織健康與教師組織公民行為關係。研究方法為文獻分析與問卷調查法。研究對象為我國國民中學教師,共發出923份問卷,回收率76%,有效樣本共702份。問卷回收後分別以信度分析、描述統計、皮爾森積差相關、集群分析、變異數分析、多元迴歸及結構方程模式等統計方法進行分析。根據研究結果與分析歸納之研究結論如下: 壹、 國民中學教師感受較少校長威權領導行為、中等程度仁慈領導行為、較多德行領導行為。 貳、 國民中學學校組織健康程度尚佳。 參、 國民中學教師組織公民行為程度良好。 肆、 不同背景變項國民中學教師對校長家長式領導層面、學校組織健康及教師組織公民行為看法具顯著差異。 伍、 威權領導與仁慈領導、德行領導、學校組織健康、教師組織公民行為間具有顯著負相關;仁慈領導、德行領導、學校組織健康、教師組織公民行為間則具有顯著正相關。 陸、 國民中學校長家長式領導取向可區分為二種,且各取向在學校組織健康上具顯著差異。 柒、 國民中學校長家長式領導層面可顯著預測學校組織健康程度。 捌、 國民中學校長家長式領導層面及學校組織健康可顯著預測教師組織公民行為程度。 玖、 家長式領導層面、學校組織健康與教師組織公民行為因果關係模式適配度尚佳,其中仁慈領導對學校組織健康之整體效果最高,學校組織健康則對教師組織公民行為之整體效果最高。 最後,本研究依研究結論分別提出以下建議: 壹、 對國民中學校長領導的建議 一、強化仁慈領導程度。 二、強化德行領導程度。 三、轉變威權領導。 貳、 對教育工作者的建議 一、提升學校自主性。 二、校長應致力營造高倡導高關懷的組織氣候。 三、提升校長影響力並作好行政支援教學工作。 四、適時激勵教師工作士氣,營造對學校的認同感。 參、 對後續研究的建議 分別對研究對象、變項及方法等方面,對未來研究提出建議。 / This study is focused on investigating the relationship among paternalistic leadership, organizational health, and organizational citizenship behavior in public junior high schools. The research process includes literature review and questionnaire survey. The population of this study is the junior high school teachers across Taiwan. 923 questionnaires were distributed, and 76% of them about 702 questionnaires were returned. The data is analyzed through reliability analysis, descriptive statistic, Pearson product-moment correlation, cluster analysis, one-way ANOVA, multipack regression and SEM. The findings of the study are as follows: 1. Junior high school teachers show low level of perception in authoritarianism leadership, median level of perception in benevolence leadership , high level of perception in moral leadership, high level of perception in organizational health, and very high level of perception in organizational citizenship behavior. 2. Junior high school teachers with different background show different opinions in paternalistic leadership, organizational health, and organizational citizenship behavior. 3. Authoritarianism leadership has a negative correlation with benevolence leadership, moral leadership, organizational health, and organizational citizenship behavior; there is a positive correlation among benevolence leadership, moral leadership, organizational health, and organizational citizenship behavior. 4. There are two approaches of paternalistic leadership, and they have different impact on organizational health. 5. The paternalistic leadership can predict organizational health significantly; the paternalistic leadership together with organizational health can predict organizational citizenship behavior significantly. 6. The structure relation among paternalistic leadership, organizational health, and organizational citizenship behavior is good. The suggestions of the study are as follows: 1. The suggestions for junior high school principals. (1)Improving the benevolence leadership ability. (2) Improving the moral leadership ability. (3)Transforming the authoritarianism leadership. 2. The suggestions for junior high school educators. (1)Raising the school integrity. (2)Principals should try their best to create a organizational climate with high level of consideration and initiating structure. (3) Principals should boost their influence on their supervisors, and provide teachers with sufficient resources. (4)Inspiring teacher’s moral in time, and boosting their identification with schools. 3. The suggestions for further studies. This study advises some implications on research subjects, variables, and methods.

新北市國民小學空間領導、學校組織變革與 教師創新教學關係之研究 / The Study of the Relationship among the Principal's Space Leadership, School Organizational Change and Innovative Teaching of Teachers in Elementary School of New Taipei City

本研究旨在瞭解目前新北市國民小學空間領導、學校組織變革與教師創新教學的現況,分析不同背景變項下之教師,知覺校長空間領導、學校組織變革與教師創新教學之差異情形,並探討三者間之關係,最後建構並驗證校長空間領導、學校組織變革與教師創新教學之結構方程模式。 本研究採問卷調查法,共計抽樣83所學校,發出786份問卷,回收544份有效問卷;問卷回收率達69%。問卷調查結果以描述性統計、t檢定、單因子變異數分析及結構方程模式分析等統計方法加以分析與探討。 本研究獲致結論如下: 一、新北市國民小學教師知覺校長空間領導為中上程度,以「建構教育空間」層面表現最突出,「使用者共同參與」之得分最低。 二、新北市國民小學教師知覺學校組織變革為高程度,以「組織文化」層面最獲肯定,「教育科技創新」之知覺程度為最低。 三、新北市國民小學教師知覺教師創新教學為高程度,以「教學方法」層面最獲認同,「情境營造」之知覺程度為最低。 四、新北市國民小學教師,在不同背景變項中(無學校獲獎情形、年齡高者及職務為教師兼主任者),在知覺校長空間領導行為上顯著較高。 五、新北市國民小學教師,在不同背景變項中(無學校獲獎情形及擔任職務為教師兼主任及教師兼導師者),在知覺學校組織變革上顯著較高。 六、新北市國民小學教師,在不同背景變項中(無學校獲獎情形及及兼任行政職之教師者)在知覺教師創新教學行為上顯著較高。 七、新北市國民小學校長空間領導、學校組織變革與教師創新教學具有良好的聚斂效度,且學校組織變革在校長空間領導與教師創新教學間扮演完全中介,故國民小學校長空間領導可透過學校組織變革對教師創新教學產生正向的間接影響。 最後,根據本研究結果,提出具體建議,供教育行政機關、學校教育人員與未來研究之參考 / The purpose of this study is to learn the relationships among the primary school principal space leadership, school organizational change and innovative teaching of teachers in elementary school of New Taipei City. Comparing and analyzing the differences, relationships, and stepwise regression between principal space leadership, school organizational change and innovative teaching of teachers, the researcher tries to build and verify a model for these three elements. Through the use of questionnairs survey method, data were collected from 83 elementary schools, distributing 786 questionnairs in total. Valid questionnairs of 544 were collecte, with a usable rate of 69%. All data were analyzed by the mothods of descriptive statistics, independent t-test, one-way ANOVA and SEM. According to the results, this study has obtained the following conclusions. 1. The level of space leadership of principals in the elementary schools is medium-performance, and the performance in “constructing educational space” is outstanding, and lower scores on “the users joint participation”. 2. The level of school organizational change is high, and “organizational culture” is certainly the most eligible in the elementary schools, and lower scores on “educational technology innovation”. 3. The level of innovative teaching of teachers is high, and “teaching method” acquired the most recognition in the elementary schools, and lower scores on “constructing circumstance”. 4. The school history, ages , and current positions of sampling teachers show difference on the principal space leadership. 5. The school history, and current positions of sampling teachers show difference on school organizational culture. 6. The school history, and current positions of sampling teachers show difference on effectiveness of school innovative management. 7. The proper fit of structural equation model among principals’ space leadership, school organizational change and innovative teaching of teachers is assessed as positive and can explain the relationships among main variables. School organizational change fully mediated the relationship between principal space leadership and innovative teaching of teachers. School organizational change has the mediation effect on principal space leadership and innovative teaching of teachers. The research findings and suggestions can serve as reference for educational authorities, elementary school principals and subsequent related studies.
