主管與員工認知、溝通風格之相似性對員工溝通滿足、工作滿足、工作績效、與離職傾向的影響

本研究的目的在於探討:(1)主管與員工之「認知風格」與「溝通風格」的關係,(2)主管之認知或溝通風格,對員工態度與工作表現的影響,以及(3)主管與員工認知、溝通風格之相似性,對員工態度與工作表現的影響,以期增進主管與員工的溝通,進而增進組織效能。研究採「主管-員工」配對問卷調查的方式,共計有效樣本214對,其中包括主管74位,員工214位。研究結果顯示: (一)「分析型」員工確實較「直覺型」員工,在「支配性」和「好辯性」上的表現較多,至於其他向度則無顯著差異。 (二)員工工作滿足會受到不同認知風格主管的影響;主管的「注意性」和「生動性」與員工溝通、工作滿足有顯著正相關,其「開放性」與員工工作滿足有顯著正相關;主管的「支配性」和「精確性」與員工工作績效有顯著負相關;以及主管的「友善性」與員工離職傾向有顯著負相關,至於其他變項之間則無顯著相關。 (三)主管與員工認知風格一致性,與員工溝通滿足、工作滿足、 工作績效和離職傾向均未達顯著關係;主管與員工「友善性」 和「輕鬆性」溝通風格一致性,與員工工作績效具有顯著正 相關。 最後本研究進一步指出本研究之限制,與後續相關研究建議。 關鍵詞:認知風格、溝通風格、相似性、員工溝通滿足、工作滿足、工作績效、離職傾向、員工態度、工作表現

身心障礙公務人員工作滿足與離職傾向之研究 / A Study of Civil Service for the Disabled Job Satisfaction

本研究目的在了解身心障礙公務人員工作滿足與離職傾向之現況,以及工作滿足和離職傾向二者之間的相關程度,並探討個人背景變項在其間之差異情形。本研究採問卷調查法,以85年、88年、90年、92年、93年及94年身心障礙特考及格之現職公務人員為調查對象,共發放 588份問卷,回收有效問卷336份,以 t考驗、單因子變異數分析、Pearson積差相關分析等方法進行資料分析,根據實證結果,獲致以下幾點結論: 一、身心障礙特考及格人員具有中高度工作滿足感受,其中以對同事關係 滿足感最高,其次依序為工作環境、主管領導、工作本身、升遷發展及薪資福利。 二、身心障礙特考及格人員具有中度的離職傾向。 三、不同背景變項對工作滿足之差異情形: (一)不同婚姻狀況對工作本身構面有顯著差異情形存在。 (二)不同年齡對升遷發展及同事關係構面有顯著差異情形存在。 (三)不同服務機關對薪資福利構面有顯著差異情形存在。 (四)不同障礙類別對升遷發展構面有顯著差異情形存在。 (五)不同障礙等級對薪資福利構面有顯著差異情形存在。 四、不同背景變項對離職傾向之差異情形: (一)不同婚姻狀況對離職念頭有顯著的差異情形存在。 (二)不同年齡對離職傾向各構面有顯著的差異情形存在。 (三)不同障礙等級對離職傾向各構面有顯著的差異情形存在。 五、工作滿足與離職傾向之間具有負向相關。 關鍵字:身心障礙特種考試、公務人員、工作滿足、離職傾向

領導者—成員交換關係對教師離職傾向影響之研究:以教師工作滿意度為中介變項 / The study of the influences of leader-member exchange on teacher turnover intention: teacher job satisfaction as a mediator

本研究旨在探討我國國民中學教師知覺領導者—成員交換關係、教師工作滿意度與教師離職傾向之實際情形,並瞭解領導者—成員交換關係對教師離職傾向的影響以及研究教師工作滿意度是否具有中介效果。 研究方法為文獻分析與問卷調查法。研究對象為桃園縣國民中學教師,共發出450份問卷,可用問卷共383份,可用率達85.11%。問卷回收後分別以因素分析、信度分析、描述性統計、t考驗、單因子變異數分析、Pearson積差相關、多元逐步迴歸及逐步階層迴歸分析等統計方法進行研究。根據研究結果與分析後歸納之結論如下: 一、桃園縣國民中學教師知覺領導者—成員交換關係為中等程度,以「情感」之知覺程度為最高,「貢獻」之知覺程度最低。 二、桃園縣國民中學教師在工作滿意的知覺為中等程度,以「自我實現」的知覺為最高,「工作壓力」之知覺為最低。 三、桃園縣國民中學教師在離職傾向的知覺現況為低程度。 四、不同背景變項的桃園縣國民中學教師知覺領導者—成員交換關係、教師工作滿意度與教師離職傾向的程度有差異。 五、桃園縣國民中學教師領導者—成員交換關係、教師工作滿意度與教師離職傾向的知覺,彼此間具有顯著相關。 六、領導者—成員交換關係與教師工作滿意度對教師離職傾向有顯著的聯合預測力,其中以「同僚關係」的預測力最高。 七、教師工作滿意度在領導者—成員交換關係對教師離職傾向的影響上具有中介效果。 最後,根據研究結果提出建議,以供教育行政機關、國民中學學校校長、教師及後續研究之參考。 / This study aims to investigate the current development of the junior high school leader-member exchange, teacher job satisfaction, and teacher turnover intention in Taoyuan County, and to discuss the influ- ence of leader-member exchange and teacher job satisfaction on teacher turnover intention and to test whether teacher job satisfaction is a signi- ficant mediator or not. The research process combines literature review and questionnaire method. Teachers in Taoyuan County public schools are the main survey subjects. Totally 450 questionnaires were distributed to schools, and 383 are valid, which the amount of usefulness is around 85.11%. The data is analyzed through the statistics method of factor analysis, reliability analy- sis, descriptive statistics, t-test, one-way ANOVA, Pearson product- moment correlation coefficient, multiple stepwise regression analysis and stepwise heirarchical regression analysis. The findings of the study are follows: 1. Teachers in Taoyuan County public schools show median level of perception in leader-member exchange while “affect” is the highest, and “contribution” is the lowest. 2. Teachers in Taoyuan County public schools show median level of perception in teacher job satisfaction while “self-actualization” is the highest, and “work intensity/load” is the lowest. 3. Teachers in Taoyuan County public schools show low level of perception in teacher turnover intention. 4. Teachers with different background show different opinions in leader-member exchange, teacher job satisfaction, and teacher turnover intention. 5. The relations among leader-member exchange, teacher job satisfaction, and teacher turnover intention are significant. 6. Leader-member exchange and teacher job satisfaction show significant predictability to teacher turnover intention while “colleague relationship” is the highest. 7. Teacher job satisfaction functions as a significant mediator between leader-member exchange and teacher turnover intention. According to the above conclusions, the research proposed relevant suggestions to be referenced by education administrative organizations, junior high school principals and teachers, and future researches.

我國政府機關電話服務專線人員之工作倦怠、工作滿足與離職傾向研究

本研究旨在探討我國行政機關電話服務專線人員之工作滿意、工作倦怠與離職傾向之現況及其相互關係,並以臺北市政府1999臺北市民當家熱線作為探討個案。本研究藉由國內外相關文獻之探討,以建立工作滿意、工作倦怠與離職傾向間的影響關係模式,並藉由此些理論與研究之檢視,發展出本研究的調查問卷,複經專家學者審查後,針對研究對象以立意抽樣法進行問卷施測。 本研究共發放問卷99份,回收有效問卷計81份,採描述性統計、獨立樣本t檢定與單因子變異數分析等方法進行資料分析;獲致的結論如次: 一、1999話務人員之工作滿意的現況為中等,於工作倦怠之現況為中等略偏低,在離職傾向的現況為中等。 二、除了婚姻狀態此項以外,不同背景變項的1999話務人員在離職傾向上無顯著差異。 三、1999話務人員的內在及外在滿意度兩構面,皆與情緒耗竭及去人性化兩構面,呈顯著負相關。 四、1999話務人員的內在及外在滿意度兩構面,皆與離職傾向構面,呈顯著負相關。 五、1999話務人員的情緒耗竭及去人性化兩構面,皆與離職傾向構面,呈顯著正相關。 / The main purpose of this study was to explore the recently psychological situation and the relationships among job satisfaction, burnout and turnover intention, and Taipei City Government 1999 Citizen Hotline as a case. This study collected and absorbed the essence of other related documents and records, to construct the model of effectiveness and to raise the hypotheses what the study wanted to examine and conclude. The questionnaires were supervised by experts, and then they were sent to ninety nine Telephonists of Taipei City Government 1999 Citizen Hotline and retrieved 81 effective questionnaires. The statistical methods used to analyze the data were descriptive statistics, t-test and one-way ANOVA. The conclusions were as follows: 1. The 1999 telephonists’ recently situation of the extent of the job satisfaction was “medium”, the burnout was “medium low”, and the turnover intention was “medium”. 2. The individual status variables were no significant difference except for “marriage status” among turnover intention of the 1999 telephonists. 3. Both the eternal and external job satisfactions were determined and had negative correlation with Emotional Exhaustion and Diminished Personal Accomplishment. 4. Both the eternal and external job satisfactions were determined and had negative correlation with turnover intention. 5. Both the Emotional Exhaustion and Diminished Personal Accomplishment were determined and had negative correlation with turnover intention.
