Background: We are facing a global lack of working nurses since nurses end their carrier earlier than their planned retirement. The psychosocial work environment is a big problem in the nursing field and affects the nurses´ health status, suffering and stress level. Aim: The aim with this study was to describe nurses´ perceptions of factors that affects their psychosocial working environment. Method: A literature overview Results: The collegial relationships, the workplace manager, the structure of the working hours and the organization and staffing makes the ground for however the nurses will appreciate and stay at their workplace, or if they are going to dislike the work and leave either the workplace or the nursing-field entirely. Conclusion: Adequate staffing, good relations with the co-workers, a manager that sees and appreciates the nurses is work environmental factors that increase the chances that the nurses is going to appreciate their work, and remain at their workplace. To achieve a good work environment there should be enough time for the nurses´ to take good care of the patients and colleagues. There should also be a supporting management at the work place and a good cooperation in the working team. A mean manager, understaffing, bad relationships with colleagues, and a lack of trust and independence increases the risk that the nurses will leave both the workplace and the entire nursing field.

Employee attrition is a critical issue for organizations as retaining the best professional talent and controlling the costs linked to losing and employing new employees is a costly process. This is especially true for small and medium-sized enterprises that have limited resources and where every individual employee is a big part of the collective effort of the company. It has been argued that in most organizations the utility of human resources is not maximized and that investments in the right human resource practices would provide returns that exceed the costs. The unclear relationship between human resource practices and performance is commonly referred to as ‘the black box' of human resource management. Human resource practices are conceptualized differently in the literature and one of the most popular views states that practices should support and synergize with each other and that a combined implementation of practices leads to better results. This concept is often referred to as high performance work systems (HPWS) which is designed to enhance employee effectiveness. Based on the research of HPWS, the AMO-framework was introduced to better explain the linkage between human resources management and organizational performance. The framework is based on the idea that employees will perform better when they are able to do so (Ability), when they possess the motivation to do so (Motivation), and when their work environment provides the necessary support (Opportunity). Due to the lack of research of the AMO-framework in Scandinavian countries, the purpose of this quantitative study is to tests the relationship between the AMO-framework, intention to leave and the two constructs of organizational commitment and work engagement. Based on the purpose, a research question for this study is addressed as follows: What is the impact of Ability, Motivation and Opportunity HR-practices on organizational commitment, work engagement and employees' intention to leave? The sample consisted of a total of 95 employees from various small and medium-sized enterprises in Sweden. The empirical findings suggest that even though the AMO-framework does not impact employees' intention to leave directly, the individual dimensions of Ability and Motivation might do so indirectly through the constructs of organizational commitment and work engagement. These findings highlight the importance of the impact of the AMO framework on the above-mentioned constructs. Furthermore, this study contributes to the studies on human resource management in SMEs by providing more insight for the owner-managers on how to wisely invest in human resources in order to decrease employee attrition.

Tyrimo tikslas – įvertinti Lietuvoje ir užsienyje gyvenančių darbuotojų pasitenkinimo darbu ir ketinimo išeiti iš darbo sąsajas. Tyrime dalyvavo 258 darbuotojai. Jo metu buvo apklausti 125 tiriamieji, neturėję emigracijos patirties, 82 grįžę iš emigracijos ir 51 dirbantis emigracijoje. Dėl imties specifiškumo tyrimas susidėjo iš kelių etapų, kurių metu duomenys buvo renkami su kitomis studentėmis ir Vytauto Didžiojo universiteto Bendrosios ir Teorinės psichologijos katedrų mokslininkais. Dalis anketų buvo pateiktos atspausdintos, o kita dalis įdėtos į internetą. Klausimynus tiriamieji pildė savarankiškai jiems patogiu laiku. Atlikus tyrimą buvo gauti rezultatai, kad emigracijoje dirbantys darbuotojai yra labiau patenkinti savo darbu nei Lietuvoje dirbantys darbuotojai, o grįžę iš migracijos darbuotojai yra mažiau patenkinti savo darbu, palyginti su darbuotojais, neturėjusiais migracijos patirties. Pasitenkinimas darbo aspektais skiriasi trijose migracijos patirties grupėse (emigracijoje dirbančių, iš migracijos grįžusių ir niekada nemigravusių darbuotojų). Emigracijoje dirbančių, iš migracijos grįžusių ir niekada nemigravusių darbuotojų ketinimas išeiti iš darbo yra susijęs su skirtingais pasitenkinimo darbu aspektais. [toliau žr. visą tekstą] / The aim of this research is to evaluate the relationship between job satisfaction and intention to leave job, including employees who work in Lithuania and abroad. 258 employees took part in the research. During it 125 people who did not have emigration experience, 82 people who came back to Lithuania (repatriates) and 51 who are still working abroad (expatriate) were questioned. Due to the specificity of extend, the research was carried out in a several stages. During them the data was collected together with other students as well as scholars of Vytautas Magnus University and General and Theoretical Psychology Departments. One part of the questionnaires was given printed, and the other part was put in the internet. Questionnaires were filled by people independently and at their convenient time. The following are results of this research. Expatriates are more satisfied with their job comparing to employees in Lithuania while repatriates are less satisfied with their job comparing with people who did not emigrated. Satisfaction with job aspects differs in all three groups which have different migration experience (expatriates, repatriates and who have never emigrated). Registered nurses are the first contact for individuals seeking medical attention in the health system. These nurses have leaders who encourage them and they have goals and dreams to reach. The leadership of a hospital are responsible for creating a positive working environment so as to maintain job satisfaction for all. When subordinates are satisfied with their job they tend to stay and become more productive in their workplace. Leadership has an influence on the level of job satisfaction and therefore influences whether they leave or stay in the workplace. The objectives of the study were to describe the status of leadership, job satisfaction and the intention to leave among registered nurses in hospitals in the North-West and Free State Provinces. The relationship between leadership, job satisfaction and intention to leave among registered nurses in hospitals in the North-West and Free State Provinces was also investigated. The research design in this study was quantitative, descriptive, explanatory and contextual in nature. The sample included registered nurses (RNs) in medical and surgical units in both private and public hospitals in the North-West and Free State provinces of South Africa, (n = 204). Data was collected using the RN4CAST questionnaire. EpiData and SPSS statistical programmes were used to analyze data. The results of the study showed that most registered nurses were satisfied with the items of leadership except for the praise and recognition item (55.7%). Most registered nurses showed high levels of overall job satisfaction (70.5%), but were dissatisfied with wages (50%), study leave (40.9%) and opportunity for advancement (40.1%). Furthermore, the registered nurses showed high intention to leave their current hospitals (46.1%). The results also indicated a relationship between leadership, job satisfaction and intention to leave among registered nurses in medical and surgical wards in both private and public hospitals. Notre recherche répond à une volonté d’explorer une méthode d’humanisation de l’implantation des principes du NPM pour rendre le changement à l’hôpital socialement plus acceptable. Compatible avec un management polyphonique propice aux changements lorsque des individus aux valeurs et aux intérêts divergents doivent coopérer autour d’une problématique, la sociologie de la traduction s’est donc imposée comme grille d’analyse d’un processus de changement que nous observons et que nous conduisons à travers deux projets visant la fidélisation du personnel. Dans une posture transformative, notre recherche-intervention repose sur deux études de cas similaires dans des hôpitaux publics. Le rapport ethnographique au terrain a été favorisé par une CIFRE et nous a permis un recueil de données riches et variées. Nous avons ainsi contribué à l’identification des déterminants de l’intention de départ des infirmiers de psychiatrie en France grâce à la mise en place de groupes de travail multidisciplinaires. Puis dans une seconde période de mise en œuvre des projets co-construits avec les acteurs de terrain, nous avons identifié les freins et les facilitateurs du changement. / We initialised this piece of research in order to explore methods that could humanise the implementation of NPM principles and make changes in hospital environments socially more acceptable. Compatible with a polyphonic management, favourable to change when people with different values and opposing interests have to co-operate around one same issue, Actor Network sociology became an obvious assessment matrix for a change process that we have been observing and conducting via two projects that aim to retain staff. .Lead in a transformative approach, our research and intervention is based on two similar case-studies undertaken in public hospitals that have to face chronic shortages in nursing staff in psychiatric wards. Our ethnographic connection with the field was possible thanks to a CIFRE. It enabled us to obtain all kinds of rich and diversified data. We thereby brought our contribution to identifying what determines the initial intentions of psychiatric nursing staff in France, thanks to the organisation of multi-disciplinary workshops. During the second part of the implementation of our projects, thought-out in total collaboration with the actors on the field, we determined the actual obstacles to change as well as change-facilitators.
