Job insecurity, organisational commitment and job satisfaction of engineers in a parastatal / by Mantombi Eldah Tshabalala

Fierce competition and re-allocation of firms on a global scale, including processes of substantial downsizing have come to the forefront of attention. The concern is that the global scale of actions cannot be controlled on a local level and may therefore pose a threat to a wide variety of workers. Many of the changes taking place in the economies and labour markets of the industrialised countries may have increased structural job insecurity. Cutbacks and dismissals give rise to feelings of job insecurity. More often employees experience a sense that their jobs are a fragile, threatened privilege, which can be taken away at any time. Employee perception of management efforts to maintain employment security is based on past downsizing thus raising the potential that continued downsizing will increase insecurity and therefore, will decrease both employee desire to participate in decision-making as well as employee satisfaction and commitment to the organisation. Previous research found a consistent negative relationship between perceived job insecurity and both employee satisfaction and commitment. The empirical objective of this study was to determine the relationship between job insecurity, organisational commitment and job satisfaction. A survey design was used to test research hypotheses and to determine the relationship between job insecurity, organisational commitment and job satisfaction. Data from the total population of engineers in a parastatal (N = 60) were gathered. The Job lnsecurity Survey Questionnaire (JISQ), Organisational Commitment Questionnaire (OCQ) and Minnesota Satisfaction Questionnaire (short version) (MSQ) were administered. The statistical analysis was carried out with the help of the SAS programme. The statistical methods utilised consisted of descriptive statistics, Cronbach Alpha coefficients, inter-item correlations, and Pearson-product moment correlations. Results indicated that engineers do not experience high levels of job insecurity. Furthermore, engineers don't experience low levels of organisational commitment and job satisfaction. Research findings indicated that the Job lnsecurity Survey Questionnaire (JISQ), Organisational Commitment Questionnaire (OCQ) and the Minnesota Satisfaction Questionnaire (MSQ) are valid and reliable measuring instruments. The findings suggested that a relationship exist between job insecurity, organisational commitment and total job satisfaction. Tyrimo tikslas: nustatyti statutinių pareigūnų įsitraukimo į darbą, organizacinio pilietiškumo bei subjektyviai vertinamos darbo atlikimo kokybės ryšius bei nustatyti ir palyginti statutinių pareigūnų įsitraukimo į darbą ir organizacinio pilietiškumo prognostinę vertę subjektyviai vertinamai darbo atlikimo kokybei bei atskiriems jos aspektams (darbo užduočių atlikimo kokybei, darbuotojų vaidmens atlikimo kokybei). Tyrime dalyvavo 148 Kauno mieste dirbantys policijos pareigūnai. Buvo apklausti 86 statutiniai pareigūnai vyrai ir 62 statutinės pareigūnės moterys. Statutinių pareigūnų įsitraukimas į darbą buvo matuojamas pritaikyta imčiai ir modifikuota įsitraukimo į darbą skale (Lorance ir Mortimer, 1985). Statutinių pareigūnų organizaciniam pilietiškumui išmatuoti buvo panaudotas faktorizuotas organizacinio pilietiškumo klausimynas (Podsakoff ir MacKenzie, 1989) ir altruizmo, sąžiningumo, kilnumo bei pagarbumo subskalės (faktoriai). Subjektyviai vertinamai darbo atlikimo kokybei išmatuoti buvo naudojamas R. A. Roe, A. Zinovieva, I. L. Dienes ir L. A. Ten Horn (2000) matavimo rinkinys. Šis rinkinys leido išmatuoti statutinių pareigūnų darbo atlikimo kokybę bei atskirus jos aspektus: darbo užduočių atlikimo kokybę, darbuotojų vaidmens atlikimo kokybę. [toliau žr. visą tekstą] / The aim of the research was: to identify the relationship between job invovement of statutory officers, organizational cityzenship and subjective evaluation of the job performance quality and identify, if job involvement and organizational cityzenship of statutory officers were able to predict their subjective evaluation of the job performance quality. The partizipants of the present study were 148 statutory officers ( police officers) from Kaunas (62 females and 86 males were questioned). The job involvement of statutory officers was evaluated with the modified Job Involvement Scale (Lorance ir Mortimer, 1985). The organizational citizenship of statutory officers was evaluated with Organizational Cityzenchip Questionaire (Podsakoff ir MacKenzie, 1989). The factors of organizational citizenship allowed to explore altruism, conscientiousness, sprotsmanship and respectful citizenship of statutory officers. The measurement set by R. A. Roe, A. Zinovieva, I. L. Dienes ir L. A. Ten Horn (2000) was used to research the subjective evaluation of job performance quality in general, task performance quality and in – role performance quality. Companies throughout the world are faced with continual changes in order to remain competitive and survive. These changes are caused by economic uncertainty, globalisation, mergers and acquisitions. The results are unemployment or transfer of workers to the different areas of the organisation. These changes have unprecedented effect on workers, especially the survivors of retrenchments or downsizing, resulting in a feeling of job insecurity. lnsecurity is concerned with the continued existence of jobs for the employees in the organisation. It is characterised by feelings of powerlessness, uncertainty and fear. Consequently, job insecurity has emerged as an important stressor in modern organisations. Studies indicate that job insecurity leads to physical and psychological health problems. Further employees who experience feelings of job insecurity are more likely to display undesirable organisational outcomes such as withdrawal behaviours, job dissatisfaction and low organisational commitment. The empirical objective of this study was to determine the possible relationship between job insecurity, job satisfaction and organisational commitment. Also, whether job insecurity can predict job satisfaction and organisational commitment. A survey design was used to realise the research objectives. The study population consisted of 121 employees in a mining organisation. The Job Insecurity Questionnaire, the Revised Short-version of the Minnesota Job Satisfaction Questionnaire and the Organisational Commitment Questionnaires were used as measuring instruments. Reliability and construct validity of all three questionnaires were found to be acceptable. It was found that respondents experienced below average levels of job insecurity. They further showed above average levels of job satisfaction and organisational commitment. The findings indicate that a relationship exists between job insecurity, job satisfaction and organisational commitment. Practically significant differences of medium to large effect were established for race, respondents having qualifications of less than Std 10, semiskilled, grade C3, 4 and 5 and E, DL and DU, and who are affiliated to NUMSA, which means that they experience more job insecurity compared to other groups. Through regression analysis, it was established that job insecurity predicts 44% of total variance of job satisfaction and organisational commitment. Limitations were identified and recommendations with regard to future research and recommendations for the organisation were made. / Thesis (M.Com. The Job Attitude Differences Among Public And Private School Teachers In Albania

In the present study, the attitudinal differences between the public and private school teachers in Albania were investigated. The attitudinal variables were: job satisfaction, job involvement, organizational commitment, and one behavioral intention: turnover intention. Data was gathered from totally 429 teachers working in public (N = 254) and private (N = 175) schools in Albania, in high and secondary schools. Of them, 73% were females (N = 315) and 27% were males (N = 114). The sample mean age was found to be 39 and it varied from 22 to 63 years. Results supported only the hypothesis that stated that the private school teachers are more satisfied with their jobs as compared to their colleagues working in the public sector. Although the hypothesis regarding job involvement and organizational commitment were not supported, it was found that there were significant differences between the teachers working in the public and private schools, with respect to these variables. In the last hypothesis, significant difference was expected for the turnover intention between the public and private sector teachers, however this hypothesis was not supported also. The results are discussed along with the limitations of the study and suggestions for future research.

In order to achieve its purposes, this study has methodologically adopted document analysis, questionnaire survey and face to face interview. The subjects are public junior high schools (including junior & primary school) teachers in Taoyuan County. The self-edited questionnaire of this study, “The Junior High School Teachers in Organizational Communication and Teachers’ Job Involvement Survey Questionnaire” was designed and the 497 samples were surveyed. The data were analyzed and presented by t-test one-way ANOVA and Scheffe’s statistics to test hypotheses, Pearson product-moment correlation, and stepwise multiple regressions. The conclusions of this study are as follows: 1. Junior high school teachers perceived the current status of organizational communication is in a good degree, "organizational climate" the maximum. 2. Junior high school teachers perceived the current situation of teacher involvement is in a good degree; at all levels, the "job evaluation" level is the best. 3. A significant difference showed on the perception of "organizational communication" based on the teachers personal background variables, like gender, age, years of service, qualifications, duties, and schools of different scale. 4. A significant difference showed on the perception of "teachers’ involvement" on difference teachers personal background variables, like gender, age, years of service, qualifications, and duties. 5. The overall school organization and the level of communication with teachers and the level of job involvement among the whole, a significant positive correlation reveals that junior high school organizational communication and the relationship between job involvement of teachers have closely relationship. 6. On the level of the whole school organization levels of communication with the predictive power of teachers into the work, among which "personal feedback" on the job involvement, predicted the most positive effect. Based on the findings, conclusions and recommendations for educational administration, schools, and future research. 1. On the educational authority: (1) Communication-related courses will be organized into the principal director training and education. (2) Reduce school size to improve the effectiveness of communication mechanisms and efficacy. 2. The recommendations for the junior high schools: (1) To establish of the mechanism and mode of organizational communication, and promote the school to promote. (2) To encourage teachers to share teaching experience. (3) To encourage teachers to pursue and enrich the professional knowledge and communication skills, improving organizational communication. (4) To establish a communication channel for the executive staff of teachers. (5) To encourage teachers to participate in administrative work. (6) To handle recreational activities for the teachers to enhance interaction. (7) To establish personal feedback mechanism actively to encourage teachers to give timely feedback. 3. The recommendations for the junior high school teachers: (1) To remove the traditional gender barriers, and actively participate in activities. Salutogenese is ondersoek deur onder andere te fokus op o Sin vir Koherensie o Persoonlikheidsgehardheid o Aangeleerde Vindingrykheid. Werkorientasie is ondersoek deur onder andere te fokus op o Organisasieverbintenis o Werkbetrokkenheid o Werkbevrediging. Dit figureer as intra- en interpersoonlike eienskappe by die optimaal-funksionerende mens. / Salutogenesis is a new approach which replaces the old pathogenic paradigm. In terms of this approach, stress need not necessarily be viewed negatively in the workplace or in the private lives of man, but as an opportunity for optimisation which can lead to positive outcomes regarding stress and coping. The purpose of this research was to investigate the relationship between Salutogenesis and Work Orientation as two constructs of optimisation. Salutogenesis was investigated by focusing on: o Sense of Coherence o Hardiness o Learned Resourcefulness. Work Orientation was investigated by focusing on: o Organisational Commitment o Job Involvement o Job Satisfaction. In the literature survey, the personality profile of the optimally functioning person was compiled, using the integration of the personality profile of the Salutogenic person with the personality orientation profile of the optimally functioning worker. This was done according to intrapersonal {cognitive, affective, conative and physical) and interpersonal characteristics. In the empirical investigation a battery of questionnaires dealing with the various concepts was mailed to students. The sample {N=934) was divided into two groups, namely Whites and Others, in order to obtain meaningful results. The battery was subjected to factor-analysis and coefficient alpha was calculated in order to select items on which the results could be based. Product-moment correlations for each group were calculated for the various concepts and significant differences were determined. LISREL-analyses were performed to conceptualise the two constructs. The empirical findings indicate that the different concepts which constitute the two different constructs are interrelated. The relationship between the two constructs was confirmed by a LISREL-analysis, thus validating the integration of the two constructs into a personality profile of the optimally functioning person according to intra- and interpersonal characteristics. The empirical constructs could finally be integrated with the literature profile. The research established that Salutogenesis and Work Orientation should be regarded as independent, yet related constructs. The integration of the literature and the empirical findings suggests that both constructs symbolise optimisation and manifest as intra- and interpersonal characteristics of the optimally functioning person. / Industrial and Organisational Psychology / D. 高雄市國中教師工作壓力、工作投入與組織承諾關係之研究 / A study on the relationships among job stress, job involvement and organizational commitment of junior high school teachers in Kaohsiung City

本研究旨在瞭解高雄市國中教師工作壓力、工作投入與組織承諾關係之現況,並分析教師背景變項在工作壓力、工作投入、組織承諾的差異情形,最後探討工作壓力、工作投入、組織承諾三者之關係。 本研究以問卷調查法,以探討所欲研究之問題。問卷調查法以自編「高雄市國中教師工作壓力、工作投入與組織承諾關係調查問卷」(內含基本資料、教師工作壓力量表、教師工作投入量表、教師組織承諾量表)為工具。以高雄市之公立國民中學教師為研究對象,分層抽取44所學校,共發出問卷683份,回收626份,有效問卷602份,有效回收率為88.1%。所得資料以描述性統計、t考驗、單因子變異數分析與Scheffé事後比較、Pearson’s積差相關、多元逐步迴歸分析等統計方法進行資料分析。 其研究結論如下: 一、高雄市國中教師工作壓力之現況,呈現中低程度;工作投入與組織承諾之現況,整體表現良好。 二、在教師背景變項中,教師不同性別、教學年資、擔任職務、學校規模、任教地區對工作壓力的感受,並無顯著不同;教師年齡在30歲(含)以下於「學生行為」的壓力知覺上為最高。 三、在教師背景變項中,教師不同任教地區對工作投入的感受,並無顯著不同;男性教師、年齡較大、教學年資較深、兼任處室主任組長、學校規模12班(含)以下的教師在工投入程度較佳。 四、在教師背景變項中,教師不同學校規模、任教地區對組織承諾的感受,並無顯著不同;男性教師、年齡較大、教學年資較深、兼任處室主任組長的教師在組織承諾的表現較佳。 五、高雄市國中教師整體工作壓力及各層面對整體工作投入、組織承諾及各層面均具有顯著負相關;整體工作投入及各層面對整體組織承諾及各層面均具有顯著正相關。 六、高雄市國中教師工作壓力、工作投入等各層面對整體組織承諾之預測情形,以「工作認同」具有正向的預測力、「人際關係」具有負向的預測力。 最後依據研究結果與結論,提出具體建議,以作為教育行政機關、學校單位、教師本身以及未來研究的參考。 / The purpose of this study was to examine the relationships of job stress, job involvement, and organizational commitment for junior high school teachers in Kaohsiung City. By comparing the differences of demographic variables on job stress, job involvement, and organizational commitment, the relationships among them were discovered. Questionnaire survey was conducted, and the “Questionnaires of relationships among job stress, job involvement, and organizational commitment for junior high school teachers in Kaohsiung City” were used. A total of 44 junior high schools were stratified sampled. 626 of 683 questionnaires were returned with an 88.1% efficient rate. Descriptive statistics, T-test, ANOVA, Pearson product-moment correlation coefficient, multiple stepwise regression were used to analyze data. The conclusions were as follows: 1. The junior high school teachers in Kaohsiung City showed high degree of job involvement and organizational commitment and a low-medium degree of job stress. 2. There were significant differences in job stress in terms of demographic variables such age. Teachers who were under 30 years old had the highest perceptions of job stress. 3. There were significant difference in job involvement in terms of demographic variables such gender(male), age(elder), working years(Junior), executive position, and school scales(under 12 classes). 4. There were significant difference in organizational commitment in terms of demographic variables such gender(male), age(elder), working years(Junior), executive position. 5. There were significant positive correlations between job involvement and organizational commitment; there were significant negative correlations between job stress and job involvement, organizational commitment. 6. The organizational commitment of teachers in Kaohsiung City could be predicted significantly (positive) by job identification and personal correlations (negative). Perceptions of Organizational Politics Model Examination and Reform ¡ÐThe affect of Clusters

The purpose of this paper is to discuss and find the coincidental consequences of the organizational politics perception model by clustering organizational politics perception groups. This investigation uses the model proposed by Ferris et al. (1989) to study the relationships between the perceptions of organizational politics, organizational influences, work environment influences, personal influences, and study the relationships between the perceptions of organizational politics, job satisfaction, job stress, organizational commitment, work performance, job involvement, organization citizenship behavior, and exit intention. The sample consisted of 2559 employee selected from 36 organizations covering 9 industrial sectors in Taiwan. The data was analyzed by applying statistical methods, including factor, reliability, correlation, regression and multiple linear regression analysis. The different groups of perception of organizational politics were found to have been involved in the relationship between organizational influences and some personal influences. Also the different groups of perception of organizational politics were involved in the relationships between perceptions of organizational politics and employee¡¦s work performance, job involvement, job stress, organization citizenship, job satisfaction, and organizational commitment.

International commercial harbor is being in international, liberal and global conflict. It is facing the pressure of domestic and overseas market¡¦s competition. The enterprises need to reform the organization urgently. Harbor organization is researching to change from the enterprising organization of transportation into administrative legal person. The characteristics have the autonomy of personnel matters and utilize human resource flexibly. It is realized by way of implementing functional flexibility, numerical flexibility, temporal or working-time flexibility, wage or financial flexibility. The object is to serve for shipping company and increases employees ¡¦organizational adaptability, job efficiency, employees¡¦ productivity, service quality, personnel cost reduction and achieving budget target. At the same time, the organization utilizes flexible strategy have to consider the employees who have realized the change of job conditions. BY adjusting employees¡¦ work attitude which including job satisfaction, job involvement and organizational commitment etc. And then, it will increase organizational performance really. The study surveys the case organization which is the employees of the Kaohsiung Harbor Bureau (KHB). It utilizes employees¡¦ questionnaires to survey the influences of organization performance during the period of the strategy of implementing organization reform. The study finds the following results: 1. The perception of employees has significantly influences on organizational performance. 2. The functional flexibility has significantly influences on organizational performance. 3. The numerical flexibility has significantly influences on organizational performance. 4. The temporal or working-time flexibility has significantly influences on organizational performance. 5. The wage or financial flexibility has significantly influences on organizational performance. 6. The employees ¡¦different point of view on human resource utilization strategy will produce some differences due to different characteristics. According to the research result, implementing human resource flexible utilization which has significantly influences on organizational performance mostly. But different point of view on the strategy of human resource utilizing still have differences due to different characteristics. The KHB needs various kinds of improvable action to integrate employees¡¦ different point of view by communicating and coordinating with employees. Let employees understand the organizational reform is very important. It is in favor of organizational performance and increasing competitive power.
