The incremental validity of a Situational Judgement Test (SJT) relative to personality and cognitive ability to predict managerial performance

Thesis (MComm (Industrial Psychology))--University of Stellenbosch, 2009. / ENGLISH ABSTRACT: The last two decades have witnessed an upsurge in the research and use of psychometric tests to aid in the prediction of managerial performance. Currently the most prevailing predictor constructs of managerial performance are cognitive ability, personality, and experience. However, researchers and practitioners are still looking for ways in which to maximise the prediction of managerial performance. In recent years, Situational Judgement Tests (SJTs) have become an increasingly popular selection tool. SJTs are multidimensional psychometric instruments designed to assess an individual’s judgement concerning work-related situations. Evidence to date indicates that SJTs are valid predictors of performance, especially for managerial positions in which interpersonal interactions are important. The main objective of this study was to examine whether SJTs significantly add to the prediction of managerial performance over other measures used for managerial selection, such as measures of cognitive ability and personality. Measures of specific cognitive abilities, personality and a SJT were administered to branch managers in a South African retail bank (N = 124) to investigate the ability of the measures to predict managerial performance. Managerial performance was measured using three measures; Performance Ranking, a Behavioural Observation Scale (BOS) and an Overall Performance Rating. Hierarchical multiple regression was used to investigate the relationship between the predictor composites and the managerial performance measures. Findings reveal different prediction patterns for the three criteria. A multiple correlation coefficient of .442 (p > .05) was obtained when predicting Performance Ranking measures, .308 (p < .05) was obtained for predicting the Behavioural Observation Scale (BOS) measure, and .318 (p > .05) was obtained when predicting the Overall Performance Rating measure. Therefore, only when predicting the BOS measure, the SJT provided incremental validity over cognitive ability and personality measures. Consequently, the average of the scores of the three criterion measures, i.e., the Managerial Performance Composite, was used to evaluate the a priori hypotheses. A multiple correlation of .366 (p > .05) was obtained for predicting the Managerial Performance Composite criterion. Results therefore indicate that the SJT did not exhibit meaningful or statistically significant incremental prediction over cognitive ability and personality to predict the composite managerial performance measure. / AFRIKAANSE OPSOMMING: Die laaste twee dekades het ‘n toename in die gebruik van psigometriese toetse in die voorspelling van bestuurdersprestasie waargeneem. Tans is kognitiewe vermoë, persoonlikheid en ervaring die mees algemene voorspellingskonstrukte vir bestuurdersprestasie. Navorsers en praktisyns is egter op soek na maniere om die voorspelling van bestuurdersprestasie te verbeter. ‘n Onlangse verwikkeling is dat “Situational Judgement Tests” (SJTs) toeneem in gewildheid as seleksie-metode. SJTs is multi-dimensionele psigometriese toetse wat ontwerp is om ‘n individu se oordeelsvermoë ten opsigte van werksverwante situasies te assesseer. Navorsing tot op hede wys dat SJTs geldige voorspellers van prestasie is, veral vir bestuursposisies waarin interpersoonlike interaksies belangrik is. Die hoofdoel van hierdie studie was om te ondersoek of SJTs betekenisvolle waarde toevoeg tot die voorspelling van bestuurdersprestasie bo die gebruik van ander meetinstrumente wat vir bestuurskeuring gebruik word, soos metings van kognitiewe vermoë en persoonlikheid. Vir hierdie doel, is takbestuurders in ‘n Suid Afrikaanse bank (N = 124) se kognitiewe vermoëns, persoonlikheid en situasionele beoordelingsvermoë getoets om die vermoë van die meetinstrumente om bestuurdersprestasie te voorspel, te ondersoek. Bestuurdersprestasie was deur middel van drie meetinstrumente bepaal; prestasie-rangordening (“Performance Ranking”), ‘n gedragsobservasieskaal (“Behavioural Observation Scale”) en ‘n algehele prestasiebeoordelingsmeting (“Overall Performance Rating”). Hiërargiese meervoudige regressie-ontleding was gebruik om die verhouding tussen die voorspellers en die bestuurdersprestasiemetings te ondersoek. Verskillende voorspellingspatrone is vir die drie meetinstrumente gevind. ‘n Meervoudige korrelasie koeffisiënt van .308 (p < .05) is vir die voorspelling van die BOS meting verkry, terwyl .442 (p > .05) en .308 (p < .05) onderskeidelik vir die voorspelling van die prestasie-rangordening en algehele prestasiebeoordelingsmeting verkry is. Gevolglik het slegs die BOS meting inkrementele geldigheid getoon. Die gemiddeld van hierdie drie metings se tellings is gebruik om ‘n bestuurdersprestasie-kombinasietelling “Managerial Performance Composite” te skep wat gebruik is om die finale besluit rakende die a priori hipoteses te maak. ‘n Meervoudige korrelasie van .366 (p >.05) was gevind ten einde die bestuurdersprestasie-kombinasietelling te voorspel aan die hand van die voorspellers.

Pacientes e Métodos: Cinquenta pacientes completaram o mesmo questionário duas vezes, com duas semanas de intervalo. Durante a primeira visita, realizou- se uma entrevista, onde foram coletados dados demográficos. O questionário King´s Health Questionnaire (KHQ), já traduzido e validado para a Língua Portuguesa, também foi preenchido no mesmo momento para posterior comparação. Resultados: Os resultados mostraram que a versão para o português do IQOL apresentou propriedades psicométricas dentro do que é preconizado para um instrumento de avaliação de qualidade de vida. A consistência interna, avaliada pela variável Alfa de Cronbach, foi 0,93 e a reprodutibilidade calculada pelo coeficiente de correlação Intraclasse foi 0,88. A validade do constructo foi determinada pela comparação dos escores do IQOL e KHQ e a validade discriminante foi calculada comparando os escores do IQOL com as medidas de gravidade. Conclusão: a versão para o Português do IQOL é um excelente instrumento para a avaliação da qualidade de vida em mulheres brasileiras com incontinência urinária. / The aim of this study was to translate and validate a Portuguese version of the Urinary Incontinence-Specific Quality-of- Life Instrument (I-QOL), a questionnaire that is widely used in clinical trials. Fifty patients completed the same questionnaire twice at a 2-week interval. During the first visit, we conducted a face-to-face interview, and collected demographic data. The King´s Health questionnaire was completed during the same visit for comparisons. The results showed that the Portuguese version of the I-QOL has very good psychometrics properties. Reliability was assessed by Cronbach´s alpha (0.93), reproducibility was calculated through the intraclass correlation coefficient (0.88), construct validity was determined by comparing the I-QOL scores and King´s Health scores, and discriminant validity was calculated by comparing the total I-QOL scores with measures of gravity. We conclude that the Portuguese version of the I-QOL is a very good tool for the evaluation quality-of-life in women with urinary incontinence, in Portuguese speaking countries. / TEDE / BV UNIFESP: Teses e dissertações

Cette thèse porte sur l’évaluation du leadership par une approche multi-évaluateurs (dite à 360 degrés). Tout d'abord les différents modèles du leadership, allant d'une conception unitaire, à une conception interractionniste puis à une définition en termes d'effet, sont détaillés. Puis en étudiant la question de la mesure, on met en évidence qu'avec la popularité croissante de leurs modèles, certains outils d'évaluation sont devenus des questionnaires psychométriques à part entière. Pourtant, du fait des limites de l’auto-évaluation, une nouvelle approche du leadership à vu le jour: l'évaluation à 360°. Elle évalue les qualités d'un manager en interrogeant les personnes travaillant avec lui (subordonnés, collègues, supérieurs...) et en comparant leurs évaluations avec la propre évaluation du manager. Un des points central de notre recherche a été d’étudier les apports et les limites de cette méthode. Tout d'abord on a vérifié dans quelle mesure les caractéristiques souvent utilisées pour expliquer la variabilité entre les catégories d'observateurs permettaient réellement de comprendre les écarts observés. Ces analyses ont montré que malgré des résultats significatifs, ces variables n’expliquent que très partiellement la variance existante. De par ces conclusions l’accent a été mis, non plus sur les différences inter-groupes, mais sur l'accord et le désaccord au sein des groupes d'observateurs. Enfin, la dernière partie revient aux bases méthodologiques et théoriques de la mesure en cherchant à proposer un modèle psychométriques qui conviendrait aux résultats de questionnaires à 360°, permettant de donner un cadre conceptuel au recours à des évaluateurs multiples. / This thesis is centered on leadership assessment through multi-rater evaluation, commonly known as 360 degrees assessment. First, leadership models were presented, and then, we discussed the measurement aspects of leadership, wherein we observed that some tools became full fledged psychometric assessments owning to the growing popularity of their underlying theory. Nevertheless, the concerns over the inherent limitations of self-report measures continued to be a major challenge in leadership assessment. This led to a new assessment approach called 360 degrees in which the characteristics of leaders are assessed by people working with them (subordinates, colleagues, superiors...) and compared with the leaders' self-appraisals. The focal point of this thesis was to study the advantages as well as the limitations of this approach. The study started with examining how well the variables which are supposed to explain the inter-rater variability were actually helpful in understanding the observed variance among observers. Those analysis yielded significant results despite the fact that those variables could explain only a very limited amount of variance. Following these observations, the study switched its focus from inter-group differences to intra-group / inter-rater agreement and disagreement. Finally, the last part of this thesis gets back to methodological and theoretical basics of measurement theory and proposes a psychometric model that would suit the 360 degrees assessments followed by a conceptual framework for the studies using multi-rater techniques.

No. of bitstreams: 0 Previous issue date: 2011-06-30 / Embora amplamente utilizado em vários países para planejamento de tratamento de pessoas com problemas decorrentes do uso abusivo de substâncias psicotrópicas, a versão em português do instrumento Addiction Severity Index (Escala de Gravidade de Dependência - 6ª. edição - ASI 6), ainda não havia sido avaliada quanto a algumas propriedades psicométricas. Este estudo transversal, que fez parte de um projeto multicêntrico internacional, teve por objetivo avaliar as propriedades psicométricas das sete áreas da versão brasileira do ASI 6 utilizando modelos da Teoria de Resposta ao Item (TRI) e com base nesta análise, selecionar os melhores itens, visando propor uma versão reduzida do ASI 6. O ASI 6 foi aplicado a 740 pacientes em tratamento especializado para dependência de álcool e/ou outras drogas, localizados em quatro cidades brasileiras: Porto Alegre, São Paulo, Rio de Janeiro e Salvador. Com os dados colhidos, foram realizadas análises fatoriais (AFs) para avaliar a existência de unidimensionalidade da área e, sendo esta confirmada, aplicados dois modelos paramétricos da Teoria de Resposta ao Item (TRI). Cada item foi avaliado em relação a dois parâmetros: a) sua capacidade de discriminação de pessoas quanto à intensidade do traço latente (gravidade de problemas em cada área avaliada) e b) dificuldade do item para gerar respostas afirmativas. Com base nestes parâmetros foi estudada, em cada área, a distribuição dos itens e das pessoas numa escala dos diferentes níveis de gravidade do traço latente. As características das pessoas que se encontram em cada nível de gravidade foram descritas considerando os itens que os compõem. Segundo as análises baseadas na TRI, com exceção da área “Emprego/Sustento”, todas as outras seis áreas apresentaram boas propriedades psicométricas. Cerca de um terço dos itens originais apresentou índices adequados de discriminação e dificuldade. Desta forma, para compor uma versão reduzida do ASI, foram selecionados 96 dos 344 itens (incluindo aqui os subitens dos 252 itens originais) pela eliminação dos itens pouco discriminativos ou de extrema dificuldade para gerar respostas afirmativas. No caso da área “Emprego/Sustento” a seleção de itens foi baseada na AF. A estrutura dos construtos de cada uma das sete áreas do ASI 6 foi avaliada com base na associação da interpretação das análises baseadas na TRI e das AFs. Tal análise indicou que cada área pode ser considerada unidimensional, a partir de um subconjunto de itens, por possuir um construto principal identificável. Uma redução significativa do ASI 6, construída com base nos itens selecionados, poderá ser útil tanto em pesquisa clínica, como no planejamento de tratamento de pessoas com problemas decorrentes do uso abusivo de substâncias psicotrópicas, reduzindo o tempo necessário para sua aplicação, sem que haja perda das principais informações por ele fornecidas.
