Career progression in older managers : motivational and gender differences

This study explores what UK managers aged 50 and over perceive as career progression at a time in life when opportunities for further promotion may have ceased. It examines motivational drivers and subjectively significant personal and organizational influences on career progression. It also investigates whether motivation for career progression is perceived to have changed over the career and the extent to which it may differ between male and female older managers. The research adopted a qualitative, inductive approach using a phenomenological methodology. Fieldwork comprised semi-structured interviews with 27 male and 13 female managers aged 50 and over from two large, UK financial services organizations. The findings show how motivation for career progression in managers aged over 50 is driven by individually diverse patterns of career drivers, personal and work-related influences, and attitudes towards career opportunities. These can be classified into a number of career progression orientations. The study contributes to knowledge in the area of subjective psychological career mobility in late career and the balance which individuals maintain between the organizational and personal aspects of their career. It demonstrates that motivational drivers of career progression are perceived to change over the career and that career progression is linked, on an individual basis, to past, current and future career mobility which may extend past the traditional retirement transition. It also reveals that, in general, older female managers may exhibit a greater drive for self-realisation through later life career renewal than their male counterparts.

Motivation är viktigt i arbetslivet och utan motivation är det svårt att uppnå mål eller att genomföra någonting med glädje. Karriärutveckling är en viktig del för att kunna motivera anställda inom revisionsbranschen. Eftersom många nyexaminerade väljer att söka sig till Big4 där karriärutvecklingen tydligt präglas av up-or-out är det intressant att undersöka vad som motiverar till karriärutveckling på den mindre byrån.   Syftet är att bidra till förståelsen för karriärutveckling samt vilka motivationsfaktorer som påverkar revisorsassistenten till karriärutveckling på mindre revisionsbyråer. För att uppfylla studiens syfte har en kvalitativ forskningsmetod använts i form av nio semistrukturerade intervjuer med revisorsassistenter. Motivationsfaktorer och karriärutveckling har studerats utifrån centrala begrepp och tre motivationsteorier. Motivation kan enligt Herzbergs tvåfaktorsteori delas in i motivationsfaktorer och hygienfaktorer som utgör en stor del av denna studie.   Studiens resultat visar att när frågan om vad som är motiverande ställs tenderar revisorsassistenter att tänka på motivationsfaktorer snarare än hygienfaktorer. Därmed är det motivationsfaktorerna som är direkt motiverande i arbetet på revisionsbyrå. Den viktigaste motivationsfaktorn som upptäcktes i studien var ansvar under frihet. Samtliga intervjupersoner ansåg att ansvar under frihet var en viktig del för att motivera karriärutveckling.   En slutsats av denna studie är att både faktorerna som motiverar till karriärutveckling och karriärutvecklingen uppfattas olika från individ till individ. Möjligheterna till karriärutveckling på den mindre byrån är inte lika stora som på den större byrån. Däremot behöver inte karriärutveckling endast innebära att bli auktoriserad revisor eller partner på byrån utan kan även innebära att utvecklas på personliga plan eller att bidra till att byrån utvecklas. / In the absence of motivation, it becomes more difficult to achieve goals or to accomplish something with pleasure. Career development is an important part to motivate employees in audit firms. Since many new graduates choose to apply to Big4 where career development is clearly characterized by up-or-out, it is interesting to investigate what characterizes career development at the smaller audit firms.   The purpose is to contribute to the understanding of career development as well as the motivational factors that influence the audit associates to career development at smaller firms. To fulfill the purpose of the study, a qualitative research method has been used in form of semi-structured interviews with audit associates. Nine interviews were implemented: four personal and five digital interviews. Motivational factors and career development have been studied based on central concepts and three motivational theories.   The results of this study show that audit associates tend to think about motivational factors rather than hygiene factors when asked what motivates them. It is the motivational factors that are directly motivating in the work at the accounting firms. The most important motivating factor discovered in the study was responsibility.   One conclusion in this study is that both the motivational factors and career development are perceived differently from individual to individual. Career development opportunities at the smaller firms are not as great as the larger firms. However, career development does not only mean how to become an authorized auditor or partner at the firm but can also mean developing on a personal level.

A Case Study of Intervention with an At-Risk Preschool Child.

This study evaluates archival data from a home intervention with an at-risk preschool child and her family. The intervention model studied was created by the Developmental Research Lab at Texas Christian University. Data was collected prior to and during the first 4 weeks of intervention to assess change in parent-child interaction, behavior and neurochemical profile. Measures used include coding of videotape recordings of the intervention, neurotransmitter levels taken via subject urine samples, Child Behavior Checklist, Parent Stress Index, and ACTeRS Parent Form. Results suggest positive change in parent-child interaction, behavior and neurochemical profile. However, consistent growth was not observed in several neurochemical results. Future studies should assess the entirety of the home intervention model and with a larger sample size.

The Impact of Career Motivation and Polychronicity on Job Satisfaction and Turnover Intention among Hotel Industry Employees

Employee turnover has been one of the most serious issues facing the hotel industry for many years. Both researchers and practitioners have devoted considerable time and effort to better understand and indentify ways to decrease employee turnover. The purpose of this study was to examine the impact of individual differences focusing on career motivation and polychronicity on job satisfaction and its influence on employee turnover intention in the hotel industry. This study surveyed 609 non-supervisory employees working at two Dallas hotels. Respondents provided information regarding career motivations, polychronicity, job satisfaction, and turnover intention. Career motivations were significantly related to employee job satisfaction which impacted employee turnover intention. This finding can be useful to hotel companies and their managers when attempting to understand employee motivation.

in English: The thesis has two goals: determine the extent of support maternity centers provide to the career development of their active female members. And the second goal is to find out how active female members see the role of volunteerism in maternity centers in their pursuit of employment and career development. The theoretical part describes elemental definitions of career, differences between feminine and masculine careers, female career types, what women face in the labor market and informal learning in female career. Description of volunteering and the contribution motivation in volunteer activities has in career development is also included. Finally, the aforementioned maternity centers intended for women on maternity and parental leave and seeking a place to support them in self-fulfillment and development are also addressed. Empiric part is led by quantitative method of data collection utilizing questionnaire survey designated for both current and former active center members cooperating with association "Síť pro rodinu, z.s.". Research result is represented by collected answers to designated research inquiry.
