Exploring commitment of secondary teachers in Seychelles

This thesis reports on an investigation into teacher commitment in secondary schools in Seychelles. The overarching aim was to gain an insight into the experiences and perceptions of teacher commitment in order to get a better understanding of teachers’ career trajectories and issues relating to teacher retention. Another aim was to explore the experiences and perceptions of the participating teachers, headteachers and policymakers on the factors that influence commitment and trajectories of secondary teachers at the different stages of their teaching careers. In order to achieve these aims a qualitative methodology was chosen with a combination of three different approaches: phenomenography, phenomenology and multiple case studies. The use of multiple-approaches was considered appropriate in order to enhance the results of the investigation of such a complex phenomenon like teacher commitment. The case studies focused on four teacher groups representing newly qualified teachers, mid-career teachers, experienced teachers and teachers who had left the profession. Data were sought from different participant groups in relation to teacher commitment, experiences and career trajectories. The exploration involved semi-structured interviews with secondary teachers, headteachers and policymakers. The findings show that participants describe teacher commitment in relation to altruism, personal qualities, pedagogical content knowledge and connectedness. The ideas of what constitutes a committed teacher for these participants reveal complexity in the phenomenon of teacher commitment. Personal, organisational and contextual factors are found to influence these participants’ understandings. The findings identify a complex interplay of personal and contextual spheres of influence on teacher commitment. Another level of complexity that the findings revealed relate to the interconnection between teacher commitment, teachers’ career stages and retention. The commitment of beginning teachers is found to be more at risk than that of mid-career and experienced teachers. Education stakeholders hold different views to those of teachers on the factors that impact on teacher commitment and retention. The study concludes by proposing a conceptual model for teacher commitment that illustrates its complex nature. Teacher commitment is multifaceted and the nature and level of commitment held by teachers involves the constant negotiation between these different factors. The findings of the study contribute to a nuanced understanding of teacher commitment and have the potential to generate more in-depth and extensive studies of this phenomenon. These findings may inform policymakers both in Seychelles and in other national and international contexts about issues relating to teacher recruitment, development and retention, which are worldwide concerns.

The relationship between career anchors and employability

In the post-industrial society, career management has become vitally important for assisting workers to be employable. This study aimed to investigate the relationship between career anchors and employability. The effort of researching these concepts is geared towards adding to the knowledge base in the field of Industrial and Organisational Psychology, so that the current organisation from which the sample was chosen and other organisations in South Africa can adopt a strong career management culture. A quantitative survey using primary data was conducted on a convenience sample (N=108) of full-time employees in a South African financial company. The Career Anchors Inventory (COI) and the Employability Attribute Scale (EAS) were used to gather data. The study found a statistically significant positive relationship between career anchors and employability. In addition, there were significant correlations between the sub-constructs of career anchors and employability, while significant differences in career anchor preferences and employability perceptions between males and females emerged. The only differences in career anchor preferences were detected between racial and age groups. The results indicate a mutual and positive relationship between career anchors and employability, which can be useful in career guidance in the 21st century. / Industrial & Organisational Psychology / M. Les nombreux modèles de turnover que l’on peut trouver dans la littérature en Gestion des Ressources Humaines illustrent l’importance de la fidélisation des salariés à l’entreprise.L’objectif de cette thèse est d’analyser l’effet de l’« étape de carrière » sur les facteurs de fidélisation et sur le niveau de fidélité des salariés. Ce travail est également l’occasion d’étudier les déterminants de l’étape de carrière et de débattre autour de l’impact de l’appartenance à la génération Y sur l’intention de quitter l’entreprise.Pour répondre à ces questions de recherche, une enquête par questionnaires a été réalisée en janvier 2011 auprès de salariés français d’une entreprise franco-américaine et de deux entreprises françaises. L’échantillon est composé de 478 répondants : 206 vendeurs, 150 techniciens, 76 salariés de fonctions support et 46 de fonctions indéfinies. La population étudiée a un niveau de qualification faible à moyen (CAP/BEP/BAC à BAC+2/BTS).Les résultats confirment (1) le rôle central de la satisfaction extrinsèque au travail et de l’implication affective organisationnelle dans un modèle de turnover et (2) l’influence du score à l’étape de carrière d’un individu à la fois sur les facteurs de fidélisation et l’intention de quitter l’entreprise.Le profil du salarié a également un impact sur les facteurs de fidélisation et sur l’intention de quitter. Le score à une étape de carrière est peu influencé par l’âge et les différentes formes d’ancienneté.L’appartenance à la génération Y, plutôt qu’à la génération X ou à celle des Baby Boomers, n’influence pas l’intention de quitter l’entreprise, du moins telle qu’elle est mesurée par l’appartenance à une tranche d’âge. / The numerous turnover models found in the Human Resource Management literature illustrate the importance of employee loyalty to the company.The objective of this thesis is to analyze the “career stage” effect on employee loyalty-building factors and on employee loyalty to the company. This work also gives the opportunity to study the determinants of the career stage and to debate the impact of belonging to generation Y on the intention to leave the company.To answer our research question, surveys have been administered in January 2011 to French employees from a Franco-American company and from two French companies. The sample is composed of 478 respondents: 206 salespeople, 150 technicians, 76 support staff and 46 undefined jobs. The studied population has a low and medium qualification level CAP/BEP/BAC to BAC+2/BTS).The results confirm (1) the central role of extrinsic job satisfaction and affective organizational commitment in a turnover model and (2) the influence of an individual’s career stage on both his loyalty-building factors and his intention to leave the company.The employee profile also has an impact on loyalty-building factors and on employee intention to leave. Moreover, age and the different kinds of tenure have little influence on the score to a career stage.Belonging to the generation Y, rather than to the generation X or to the Baby Boomers generation, does not influence employee intention to leave as far as generational belonging is measured by age groups.

Kariérový systém pedagogických pracovníků na Slovensku / Career system of teachers in the Slovak Republic

The aim of this thesis is to assess the contribution of the career system of Slovak teachers from the perspective of school principals. The theoretical part deals with the definition of the career system based on a literature research. Firstly, preconditions of the career system are defined. Secondly, the career system is described in detail, followed by its evaluation and comparison with the upcoming Czech career system. The practical part describes the used qualitative methods and approaches and includes findings from the field research. A multiple conn-Dove study was used to solve the research problem, in which the case is represented by ten principals from various schools. Semi-structured interviews with school principals, observing their interactions and document analysis were used for data collection. The result of the research was to create ten idiographic reports reflecting school principals' practical experience with the career system. Findings show significant dissatisfaction among school principals with the conception and implementation of the career system due to the administrative complexity of the system, its formalism, the lack of resources in the system and the lack of provided methodological support to school principals. Job mobility and class mobility in Taiwan : from the life-course perspective

Paying specific attention to influences of life events and different timing of taking compulsory military service for Taiwanese people, this dissertation explores time-dependence of job mobility and class mobility throughout careers. The author criticizes that previous research of social mobility focusing on either differences between father’s and son’s classes or the relationship between one’s initial and current statuses do not realize the process of status attainment in which individual characteristics and life courses continuously interact with external structures in the labor market. The analyses in this dissertation demonstrate the dynamics of career mobility by specifying two career stages and investigating the differences in paces and mechanisms of job change and class mobility. All findings lead to the conclusion that the time dependence of career mobility is deeply embedded in the context of life course in a society. For Taiwanese men, the timing of taking CMS (i.e., before or after their first entry into the labor force), which is strongly correlated with their educational level, is crucial to the pace and type of career development. For Taiwanese women, their trajectories of mobility follow the typical scenario of career mobility in which job change happens often during the early career and then settles into relatively stable employment in the later stage. Compared to job mobility, status attainment is more stable and consistent throughout the life time. After specifying the directions of job mobility, results show that upward and downward mobility, which bring significant change in occupational prestige, do not show gender differences in their transition rates, and their patterns are consistent throughout careers. With respect to the transition between social classes, moving into ownership (including employers and self-employed) in later careers is a mainstream transition for all Taiwanese people in spite the fact that women have much lower transition rates than do men. Moreover, this dissertation also examines inter-sector and intra-sector mobility in segmented labor market in Taiwan. Taking selection bias into consideration, this research found that under the assumption of homogeneity, the treatment effects of initial attainment in the public sector have negative effects on job mobility throughout careers. However, when heterogeneity of treatment effects are taken into account, findings reveal that there is no significant heterogeneity in this treatment effect for Taiwanese men, but for Taiwan women, the more likely they are to attain a position in the public sector at the time of first entry into the labor market, based on their educational achievement and social background, the more they benefit via low transition rates of job mobility in their work lives. / text

The secondary aim was to ascertain whether individuals from various demographics (age groups, gender, ethnicity, qualifications, tenure and business unit) differed significantly regarding their career adaptability and organisational commitment. A cross-sectional quantitative, correlational research approach was followed where a non-probability convenience sample (n=200) of permanent employees in the investment sector was used. The instruments used for the study were the biographical questionnaire, Career Adapt Abilities Scale (CAAS) and Organisational Commitment Questionnaire (OCQ). The research results revealed statistically significant relationships between career adaptability and organisational commitment of employees who work in the investment sector in terms of correlational and inferential statistical analyses. There were statistically significant relationships between the demographic variables with some dimensions of career adaptability and organisational commitment. The test of mean differences revealed that some differences exist in career adaptability and organisational commitment in terms of demographical variables.
