Exploring Learning Preferences of External Clients in Corporate Training : A thematic and statistical analysis of Ericsson’s Learning Services Department / Utforskar Inlärningspreferenser för Kunder i Företagsutbildning

This master thesis project researches the learning preferences of external clients of Ericsson Learning Services Department, focusing on adult corporate training. The purpose is to collect insights and opinions of clients and use their answers as a basis of improvement for updating and developing courses in the future. The project employed a mix method approach to answer the research question, which combined qualitative data collection through interviews and surveys for a thematic analysis and quantitative data collection from former survey results for statistical analyses. Furthermore, a literary study was conducted to support the research process.  The main results from the thematic analysis proved that most external clients preferred an online learning setting or face to face training. Online courses were mostly preferred due to convenience, even if most would agree that a classroom setting is the best setting for optimal learning. Results from the statistical analysis gave few valuable insights. This may depend on how the questions in the survey were asked and therefore the main result of the statistical analysis is how to improve the surveys using the Learning Experience Questionnaire (LEQ).  This project opens possibilities for applications and future research in this area. One suggestion is to conduct a follow-up study where the surveys are updated and tailored to the needs and wants of the external clients which enables a more comprehensive analysis. Furthermore, researching the specific elements of classroom-based learning that external clients find valuable could provide more understanding to further better the online learning experience. These paths of further research can contribute to the ongoing improvement of adult corporate learning. / Detta examensarbete undersöker lärandepreferenser hos externa kunder till Ericssons Learning Services Department och fokuserar på vuxenutbildning på företag. Målet är att samla insikter och åsikter från externa kunder och använda deras svar för ett förbättringsunderlag för uppdatering och utveckling av kurser. Examensarbetet använde en blandning av metoder för att besvara frågeställningarna, vilket kombinerade kvalitativ datainsamling via intervjuer och frågeformulär till en tematisk analys med kvantitativ datainsamling från äldre undersökningsresultat till statistiska analyser. Vidare genomfördes en litteraturundersökning som stöd i undersökningsprocessen.  De huvudsakliga resultaten från den tematiska analysen visade att de flesta externa kunder föredrog en lärandemiljö online eller traditionell klassrumsundervisning med den gemensamma nämnaren att kursen är lärarledd. Onlinekurser föredrogs mest på grund av bekvämligheten, även om de flesta skulle hålla med om att en klassrumsmiljö är den bästa miljön för optimalt lärande. Resultaten från den statistiska analysen gav få värdefulla insikter. Detta kan bero på hur frågorna i undersökningen ställs och därför är huvudresultatet av den statistiska analysen hur man kan förbättra undersökningarna med hjälp av Learning Experience Questionnaire (LEQ). Detta undersökningsresultat öppnar upp möjligheter till vidare forskning på området. Ett förslag är att genomföra en uppföljande studie då frågeformulären är uppdaterade och skräddarsydda till externa kunders behov och önskemål som möjliggör en mer omfattande analys. Vidare kan undersökning av de specifika element som kunder uppskattar med klassrumsbaserat lärande för att ge insikter om hur man kan optimera upplevelser av lärande online. Dessa vägar av vidare forskning kan bidra till den pågående förbättringen av vuxenutbildning på företag.

Bedarfserschließung in der betrieblichen Weiterbildung / Gestaltungsspielräume zwischen pädagogischen und ökonomischen Zielvorstellungen

Weiterbildung, also organisiertes Lernen nach dem Abschluss der ersten Bildungsphase, erfolgt zu großen Teilen im betrieblichen Kontext. Dort ist Weiterbildung nicht das primäre Ziel, sondern findet als beigeordnete Bildung statt. Vor diesem Hintergrund wurde im Rahmen des Promotionsvorhabens das Spannungsfeld von pädagogischen und ökonomischen Zielvorstellungen im Kontext betrieblicher Weiterbildung betrachtet. Der Fokus lag auf der betrieblichen Programmplanung, als Untersuchungsgegenstand wurde der Prozess der Bedarfserschließung gewählt. Dabei wurde das Ziel verfolgt, Gestaltungsspielräume sichtbar zu machen, um so den Einfluss pädagogischer Zielvorstellungen in der betrieblichen Weiterbildung zu stärken. Das Promotionsvorhaben ist im Rahmen eines DFG-Projekts entstanden und umfasst neben der vorliegenden Dissertationsschrift drei bereits veröffentlichte Einzelarbeiten (von Hippel/Röbel 2016, Röbel 2016, Röbel 2017, siehe Anhang). Datengrundlage sind drei vergleichende Unternehmensfallstudien in Großunternehmen aus verschiedenen Branchen (Gesundheit, Einzelhandel, Energie). In der vorliegenden Dissertationsschrift wird erstens das Promotionsvorhaben in den aktuellen Theorie- und Forschungstand eingeordnet. Dabei werden neben erwachsenenpädagogischen Arbeiten auch Ansätze aus der Wirtschaftsethik berücksichtigt. Zweitens wird die Gesamtkonzeption vorgestellt und der Beitrag der Einzelarbeiten erläutert. Drittens werden im Sinne einer abschließenden Diskussion Muster der Bedarfserschließung beschrieben und Bildung als pädagogische Zielvorstellung diskutiert. / Adult education and training to a large extent take place as workplace learning (in the sense of employer-sponsored learning). Workplace learning by definition takes place in institutions with other primary goals than the provision of Adult Education. Against this background, the doctoral thesis has explored the relation of educational and economic objectives in the context of workplace learning. The focus was on program planning. The processes of needs assessment were chosen as object of investigation. The aim was to make leeways for decision-making visible in order to strengthen the influence of pedagogical objectives in workplace learning. The dissertation project was developed during a research project funded by the German Research Foundation (DFG). It comprises three publications (all already published) as well as the present text. The data base consists of three comparative case studies in large companies from various sectors (health, retail, energy). In this paper, first of all the state of research relevant to the dissertation project is presented. Besides recurring to adult education theory and research, approaches from the discipline of business ethics are introduced. Second, the overall concept of the dissertations project is presented and the contribution of the individual publications is explained. Thirdly, as a final discussion, patterns of need-assessment are described and the idea of Bildung is discussed as an educational objective.

E-learning v českém mimoškolním prostředí / E-learning in Czech non-school corporations

The overall theme of this thesis is the electronic training of employees (volunteers) in Czech non-school organizations. The main objects are the organizations' satisfaction with e-learning methods, benefits and obstacles that organizations face while implementing and using e-learning and forms of e-learning that are distinctive for Czech non-school environment. The theoretical part of the thesis is dedicated first to explaining the term "e-learning" and followed by its brief history. Subsequently, different approaches to classification of e-learning are summed up. One of the chapters follows the work of David A. Kolb - especially his theory of experiential learning including learning styles and their use in the development of e-learning in organization. In the practical part of the thesis the current state of e-learning in the Czech non-school organizations is explored (with the use of a survey). First, the methodology is presented, followed by an analysis of collected data and answering of seven stated research questions with the goal to clarify different aspects of the use of e-learning in Czech non-school organizations. As the emergence of new technologies are continuously disrupting the way in which organizations function and develop, the majority of initiatives within Learning and Development (L&D) are far from fully effective. The purpose of this study was to conduct an exploratory case study to investigate how automation and AI technologies could improve corporate learning within financial services companies. The study was delimited to study three case companies, all primarily operating in the Nordic financial services industry. The exploratory research was carried out through a literature review, several indepth interviews as well as a survey for a selected number of research participants. The research revealed that the current state of training within financial services is characterized by a significant amount of manual and administrative work, lack of intelligence within decision-making as well as a non-existing consideration of employee knowledge. Moreover, the empirical evidence similarly reveled a wide array of opportunities for adopting automation and AI technologies into the respective learning workflows of the L&D organization within the case companies. / I takt med att företag kontinuerligt anammar nya teknologier för att förbättra sin verksamhet, befinner sig utbildningsorganisationer i ett märkbart ineffektivt stadie. Syftet med denna studie var att genomföra en explorativ fallstudie gällande hur finansbolag skulle kunna införa AI samt automatisering för att förbättra sin utbildningsorganisation. Studien var begränsat till att undersöka tre företag, alla med verksamhet i den nordiska finansbranschen. Den explorativa delen av studien genomfördes med hjälp av en litteraturstudie, flertal djupgående intervjuer samt en enkät för ett begränsat antal deltagare i forskningsprocessen. Forskning påvisade att den existerade utbildningsorganisationen inom finansbolag är starkt präglat av ett överflöd av manuellt och administrativt arbete, bristande intelligens inom beslutsprocesser samt en bristande hänsyn för existerande kunskapsnivåer bland anställda. Studien påvisade därtill en mängd möjligheter att införa automatisering samt AI för att förbättra utbildningsflödena inom samtliga deltagande bolag i fallstudien.

The goal of this thesis was to analyze current motivation system in a selected company and a proposal for further training opportunities. The work is characterized by MOTOR JIKOV Fostron, a long-established system of education in the company and education in times of economic crisis. One of the marketing research ? questioning in the form of questionnaires and interview - was applied in the thesis. The analysis revealed the deficiencies of the motivation system, for which were proposed measures for their elimination. Based on these deficiencies and suggestions for improvements have been recommended further staff training opportunities - in the form of Training internal communications, Employee assessment, E-learning and Operational programme Human resources and employment.
