The utilisation of change management in non-profit organisations: a business necessity

RESEARCH THESIS Submitted in fulfilment of the requirements for the degree DOCTOR TECHNOLOGIAE: Human Resource Management In the faculty of Business CAPE PENINSULA UNIVERSITY OF TECHNOLOGY 2013 / A sizeable number of individuals and organisations are not keen to invest or donate significant amounts of cash in non-profit organisations (NPOs) since the results of their donations or investment cannot always be shown or substantiated. Thus, changing from a traditional non-governmental organisation (NGO) to a social enterprise seems to be the only ‘bail-out’ for NPOs should they wish to sustain and maintain their activities. This study investigated the possibility of utilising change management as a tool for NGOs wishing to transition from traditional to social enterprises. The objective was to assess how change management models initially developed for profit/business organisations, could effectively be applied in NPOs. In order to assess the suitability of these models, the study used two types of research methods. The first was theoretical and took the form of a literature review. The second was empirical and was held in the field (experimental). In addition to the consultation of secondary data and the field experiment, the study used other research tools which were: interviews, focus group discussion, direct observation and survey questionnaires. The study found that change management principles developed for profit organisations are also suitable for NPOs, however, certain adaptations are needed to ensure successful implementation of change initiatives in this sector.

The application of public relations methods in raising funds as utilised in Western Cape non-profit organisations

Thesis (MTech (Public Relations Management))--Cape Peninsula University of Technology, 2011. / The research is based on the use of public relations methods by non-profit organisations that operate in the city of Cape Town in the Western Cape Province. The public relations function is often seen as a function that does not appeal to the bottom line, namely, bringing in profits to organisations. Contrary to this belief, the stakeholder theory of public relations emphasises the triple bottom line approach, which focuses on people, planet and profit. The third quarter of the year 2008 brought about an economic downturn in international markets. The repercussions of the recession that began in 2008 had a ripple effect that had an adverse impact on non-profit organisations. Not only did some businesses have to close down, but others had to re-align their purpose and role in society. They had to decide which causes were worthy of their donations, and whether these were strategically aligned with what the donor organisation wanted to achieve in their corporate social investment strategies. One of the sectors that took a knock from the recession was the third sector, also referred to as non-profit organisations. This sector already relies on donations from the corporate sector, philanthropists and subsidies from government. It has become necessary now for the third sector to become creative in finding methods of sustainability in order to continue to render their services. In the light of the current global economic crisis, there is now even more pressure for this sector to be proactive and creative in their methods of raising funds. The research attempts to find out which public relations methods non-profit organisations are utilising in order to raise funds and whether these methods are of any assistance in achieving the fundraising goals. The research also tests the relevance of themes such as relationship management, reputation management and the impact of consistency of communication with stakeholders.

Um estudo da aprendizagem organizacional em organizações sem fins lucrativos : uma avaliação das Câmaras de Dirigentes Lojistas do Rio Grande do Sul

As organizações, assim como as pessoas, precisam desenvolver a capacidade de se modificarem, adaptando-se e criando alternativas para solução dos problemas com os quais se defrontam a cada dia. Nesse sentido, a Aprendizagem Organizacional (AO) por meio do compartilhamento e da construção coletiva de novos conhecimentos, é um dos fatores determinantes para produzir novas situações e novos desafios. E para Organizações Sem Fins Lucrativos (NPOs), a AO torna-se imperativo, pois como afirma Drucker (1999), este tipo de organização precisa aprender a medir e avaliar desempenho principalmente em torno de sua missão. Assim, se em qualquer organização o fator humano é fundamental, nas instituições sem fins lucrativos, este, se torna decisivo para avaliar desempenho. Porém, antes de tudo, as organizações precisam avaliar onde elas “estão”, para planejar o próximo caminho. Nesse contexto, os modelos de níveis de maturidade podem contribuir como uma ferramenta de avaliação do estágio de desenvolvimento de uma organização em relação a um determinado interesse organizacional. Dessa forma, o interesse organizacional desse trabalho foi inicialmente a proposição de cinco dimensões da AO das NPOs, e em especial, das entidades de classe, as Câmara de Dirigentes Lojistas (CDL´s), as quais foram: (1) Clima para Questionamentos, (2) Tomada de Decisões, (3) Programas de Capacitação, (4) Comprometimento e Desempenho, e (5) Memória Organizacional. Após, tais dimensões foram associadas com os níveis de maturidade preconizados pela proposta de um modelo de maturidade, a partir dos critérios estruturais utilizados no CMM (Capability Maturity Model) para aferir maturidade. Isso propiciou a criação de um instrumento de pesquisa, com 27 (vinte e sete) perguntas do tipo fechadas, que foi aplicado, por meio de uma survey, a um grupo de 41 (quarenta e uma) CDL´s em atuação no Rio Grande do Sul. Como resultado obteve-se um panorama do estado do RS, identificando como as CDL´s consideram os aspectos da AO, dentro das categorias de estudo definidas nessa pesquisa. Também foi identificado o grau de importância atribuído a cada dimensão e categoria. Assim, considerando a associação com os critérios dos níveis de maturidade propostos, o estudo mostrou que as CDL´s atingiram na média geral o grau de 1,96 (em um máximo de 5,00) nos aspectos mensurados da AO. Este grau, que está muito próximo do chamado nível Controlado (2,00 a 2,99), mas ainda pertencente ao nível considerado Imprevisível (até 1,99), demonstra que as CDL´s sinalizam estar em um processo de início de utilização de práticas repetidas, ou seja, iniciando a utilização de processos planejados, executados e controlados, de acordo com os critérios do CMM e às dimensões propostas. O estudo também revelou que as dimensões propostas da AO para aferição, atingiram um grau de importância elevado, de 4,43 (em um máximo de 5,00), o que demonstrou a relevância destas dimensões atribuídas pelas CDL´s. / Organizations, like people, need to develop the capacity of modifying, adapting and creating alternatives to solve the problems that they face every day. In this sense, organizational learning (OL) through the sharing and collective construction of new knowledge, is one of the determining factors to produce new situations and new challenges. And for Nonprofit Organizations (NPOs), OL becomes imperative because as it claims Drucker (1999), this type of organization must learn to measure and evaluate performance particularly around its mission. Thus, in any organization the human factor is essential in nonprofits, it becomes decisive for evaluate performance. However first of all, organizations need to evaluate where they "are", to plan the next path. In this context, models of maturity levels could serve as a tool for assessing the stage of development of an organization in relation to a particular organizational interest. Thus, the organizational interest of this work was first to propose five dimensions of OL of NPOs, in particular, the associations, the Shop Manager Chamber (CDL's), which were: (1) Climate for Questions, (2) Decision Making, (3) Training Programs (4), Compromise and Performance, and (5) Organizational Memory. After such dimensions were associated with the maturity levels recommended by proposing a maturity model, based on structural criteria used in the CMM (Capability Maturity Model) to assess maturity. This caused the creation of a research instrument, with 27 (twenty-seven) closed type questions, which was applied by means of a survey, a group of 41 (forty-one) CDL's acting on the Rio Grande do Sul. As a result it was obtained an overview of the state of RS, identifying as CDL's consider aspects of OL within the categories defined in this research study. Also was identified the degree of importance given to each dimension and category. Thus, considering the association with the criteria proposed maturity levels, the study showed that the CDL's reach general average the level of 1.96 (at a maximum of 5.00) in the measured aspects of the OL. This degree, which is very close to the level called Controlled (2.00 to 2.99), but still belonging to the level considered Unpredictable (up to 1.99), shows that the CDL's signal to be in a process of start of use repeated practice, namely starting the use of procedures planned, executed and controlled in accordance with the criteria of the CMM and the proposed dimensions. The study also found that the proposed dimensions of the OL to measure, attained a high degree of importance, of 4.43 (for a maximum of 5.00), demonstrating the relevance of these dimensions given by CDL's.

O presente trabalho de pesquisa é motivado pela seguinte pergunta: "Nas condições brasileiras, como devem trabalhar os conselhos diretores das organizações da sociedade civil?". O objetivo geral é ampliar o conhecimento sobre a atuação dos conselhos das organizações da sociedade civil em São Paulo. Para conseguir isso: (a) examina-se as práticas de atuação dos conselhos consideradas mais eficazes pela literatura especializada; (b) descreve-se como operam os conselhos de organizações da sociedade civil paulistas que atendem crianças e adolescentes; (c) propõe-se uma série de princípios para fundamentar o comportamento de conselhos eficazes nas condições brasileiras. Foram obtidos depoimentos de 21 pessoas, entre conselheiros e executivos, representando 10 organizações da sociedade civil que trabalham com crianças e/ou adolescentes na região da Grande São Paulo. Nestes depoimentos foi possível analisar 46 incidentes, com profundidades variáveis. Utilizou-se, para levantamento dos dados, da Técnica do Incidente Crítico (FLANAGAN, 1954) e de uma adaptação de um questionário orientado a competências desenvolvido por CHAIT et allii (1991). / The present research work is motivated by the following question: “In the Brazilian context, how should the civil society organizations’ boards work?”. The general purpose is to increase the knowledge about the work of the boards in nonprofit organizations in São Paulo. To achieve this: (a) an examination of the most recommended practices from the literature is made; (b) it is described the operation mode of boards from nonprofit organizations that benefit children and youth; (c) a series of principles to orient the behavior of effective boards in the Brazilian context is proposed. The study considered the narrative of 21 people, among board members and executive officers, representing 10 civil society organizations that are working with children and youth in Great São Paulo area. It was possible to build over 46 critical incidents. It used the Critical Incident Technique (FLANAGAN, 1954) and a competency oriented questionnaire developed by CHAIT et allii (1991) for the gathering of data.

Nutmeg¹ : power relations between a Mozambican grassroots organisation and its donors

M.A. / A linear managerialist paradigm is considered normative in the planning, implementation and evaluation of development through sport initiatives. Such an approach is also assumed in an audit culture that has a clear bias for quantitative indicators that measure pre-set outputs and outcomes. The global popularity of using sport, especially football, as a development tool is being confronted with an uncompromising evidence burden, expecting rigid justification for money spent effectively. This approach is epitomised by techniques such as logical frameworks, which in turn make epistemological and ontological assumptions that are often in conflict with the local paradigms of recipients. What effect does this normative approach have on localised initiatives? A grassroots organisation (GRO) in central Mozambique instinctively employs a strategy of contestations and compromises to ensure that the people benefit from the ‘sport and dev’ industry, while maintaining their dignity. The history of Mozambique coupled with radically distinct contexts lead to donors and recipients collaborating without the ideals of equality, partnerships, transparency and participation being realised. Local beneficiaries start to play subversive games once they sense that they cannot change the donors’ offending impositions. A case study in central Mozambique, reinforcing the work of critical scholars, points to a recognition of unequal power relations as the first step out of the current impasse. An ethnographic approach reveals the complexity of inter-personal relationships, multiplicity of stakeholders and how a simple concept such as friendship can redefine power relations. The sustainability of the specific development through a football programme seems to hinge on the quality of friendship between all the actors that make up an unarticulated network, governed by unspoken rules.

An Examination of Perspectives on Community Poverty: A Case Study of a Junior Civic Association

Nonprofit organizations have become a necessary staple in the lives of people and communities experiencing poverty. Many of these organizations provide services that they think their communities need. The solutions and services these organizations provide are incumbent on what the organizations think causes poverty. Although the motivations behind these organizations have good intentions, their approach to poverty could further jeopardize people and communities by not providing proper or necessary services that have the ability to help people get out of poverty. To explore how organizational values and perspectives on poverty are operationalized, I examined one nonprofit grassroots organization in Tampa Heights, Tampa, Florida. I applied the following four theories of poverty: individual, cultural, political-economic, and geographic to explain how participants discussed poverty in Tampa Heights. Interviews revealed that while many participants subscribed to multiple theories of poverty, each participant held one dominant view. This finding, among others, exposed the complexities of how individuals understand poverty as well as how nonprofit organizations approach these multifaceted issues. Thus, indicating the need for a clearer explanation of how and why people use these theories or combinations of theories to explain both causes and solutions to poverty.

Strategic leadership within the Duke of Edinburgh's International Award Association between 1988 and 2004

Providing strategic leadership for global Not-for-Profit organisations poses great challenges to the leadership structures of these voluntary organisations. This study looks at the phenomenon of strategic leadership in the Duke of Edinburgh’s (DOE) International Award Association (IAA) as a global Not-for-Profit Organisation (NPO). The main aim of the research was an in-depth examination of the processes involved in leadership at the top level in a global NPO. Eight strategic leaders from the top management team were interviewed. Further information was generated from a study of the Annual Reports spanning the 15 year period (1988/9 – 2003/4), and key strategic documents were used as supporting material. The research was conducted in a phenomenological paradigm, using the case study research method. Care was taken to minimize possible researcher bias and interpretations, as the researcher has been associated with this organisation for the past 18 years. It was found that the Royal Family play extremely valuable and multifaceted roles in the organisation. The triumvirate of The Royals; The Secretary General’s; and The Trustees; works well as individual ‘great groups’ yet when necessary, they form a collective collaborative grouping to effect strategic leadership for the IAA. The two main themes to emerge from the findings were the nature of the DOE as a global NPO and the role of strategic leadership in the DOE Award. The DOE Award has demonstrated that it has many unique strategic leadership features and is using these features to become more business-like in the application of its new strategic vision. The individual ‘great groups’ offer sound leadership throughout the process of overseeing and running the business of the DOE Award yet, when necessary and appropriate, these great groups appear to work collectively, perhaps in an unstructured manner, as the triumvirate of power. Their collective collaborative leadership is a unique feature of the DOE Award. The highly interactive role of the Royal Family is unique and sets the DOE Award apart from other similar youth organisations globally. The nature of the loose association of National Award Authorities all subscribing to the rules and conditions of association is also a very unique feature of this NPO. The DOE Award is not a movement organisation but is guided by its service ethic. The DOE Award is a service organisation in which the strategic leadership plays a crucial role yet the constitutional power resides with the International Award Association membership. This IAA membership meets every three years at the World Forum Triennium to approve all new policy and procedures.

Human capital: workforce level of education in non-profit organisations operating in South Africa; a comparative study of civil societies in Cape Town

A descriptive research with quantitative approach examined human capital in Non-profit organisations with three objectives: to ascertain the qualifications and skills essential in the non-profit sector; to determine if Non-profit organisations provide training and education support for its workforce and to describe formal education level of NPO workforce in South Africa. The study population were employees of Non-Profit organisation (NPO’s) operating in Cape Town. In order to evaluate human capital, workforce level of education of the non-profit organisations in South Africa, significant to addressing most Non-profit organisations challenges in recent time, a survey has been conducted among the South Africa non-profits, identified on the basis of the simple random sampling. 300 questionnaires were sent out, and 147 valid responses received. Empirical results from the selected civil society organisation seem to suggest and concluded that Non-profit organisations workforce are educated up to Honours degree level on average. However, that education may not be priority for the workforce, rather passion for the job and that satisfactory human capital management reduces turnover, in order word attract and enable retention of productive workforce for non-profit organisation effectiveness.
