"… det handlar om att lyssna och ta till sig för att få sin personliga utveckling". : En kvalitativ studie om chefers ledarskap, stöd och utveckling

Syftet med denna studie är att beskriva och analysera betydelsen av chefers personliga utveckling för att bedriva ett välfungerande ledarskap. Studiens resultat och analys visar att chefers personliga utveckling har betydelse för hur ledare prioriterar och hanterar mänskliga relationer vilket bland annat inrymmer förmågan till dialog, att aktivt lyssna och att vara närvarande i det dagliga arbetet. Resultatet indikerar på att ett relationsorienterat ledarskap eftersträvas i de båda organisationer som deltagit i studien. Ett välfungerande ledarskap uppnås då ledaren har personlig mognad och är medveten om att dennes beteende påverkar andra. Ledare behöver visa prestigelöshet i sin roll och vara lyhörd i sitt sätt för att samarbete skall främjas vilket den personliga utvecklingen kan bidra till. Ytterligare resultat är att stöd i arbetet från kollegor och HR är av stor vikt för att uppnå personlig utveckling så ett välfungerande ledarskap kan bedrivas. Studien genomfördes med kvalitativ metod genom semistrukturerade intervjuer med åtta respondenter i olika chefsposition varav två är HR-chefer, deras subjektiva upplevelser formade resultatet. Referensramen innehåller tidigare forskning om chef- och ledarskap, HRM, ledarskapsutveckling, humankapitalets betydelse för organisationer, HR:s roll samt förutsättningar för implementering av idén om mjuk HRM. Slutsatser från undersökningen är att det går att uppnå ett välfungerande ledarskap om ledning och HR i organisationer ser värdet av att chefer har lämpliga personliga egenskaper och skapar förutsättningar för vidare utveckling av dessa. En förutsättning är dock att chefer på alla nivåer ser värdet av utveckling och har en vilja till att utvecklas. / The purpose of this study is to describe and analyse the importance of managers’ personal development to conduct an effective leadership. The result of the study and the analysis shows that managers’ personal development is significant for how leaders prioritise and manage human relationships, which includes the ability for two-way communication, active listening and being present in the day-to-day working environment. The result indicates that both organisations taking part in the study strive for a relation-oriented leadership. Effective leadership is achieved when the leader has a personal maturity and an understanding of how their behaviour affects others. A leader needs to show humility and be responsive in order to promote cooperation within the organisation and personal development can contribute to such an environment. The study also shows that support in your work, by colleagues and Human Resources (HR), is of great importance to achieve personal development objectives enabling an effective leadership to be conducted. The study was carried out with a qualitative research method, using semi-structured interviews with eight respondents in various management positions including two HR managers. Their subjective experiences have shaped the result of the study. The reference framework contains previous research on management and leadership, Human Resource Management (HRM), leadership development, the importance of human capital for organisations, the role of HR as well as the conditions for implementing the concept of soft HRM. The conclusions from the study are that it is possible to achieve effective leadership if the management team and HR in an organisation appreciates the value of leaders having appropriate personal characteristics and supporting the further development of these. A prerequisite, however, is that managers at all levels are seeing the value of development and have a desire to develop.

The diploma thesis on the topic Special pedagogical support in the field of work training of persons with multiple disabilities aims to clarify the issue of work training of students of the One-Year Practical School and the Two-Year Practical School and their subsequent employment. The work is divided into several parts, the theoretical part is focused on information from professional publications and electronic sources, which describes the basics of this issue, which is an integral part of the topic. Furthermore, the theoretical work reveals the definition of the term person with disabilities, the specification of multiple disabilities and related terms such as education of people with multiple disabilities, vocational training and employment. It also describes the possibilities of connecting social services with education, social services that students can use within the Arpida Center. The practical part of this diploma thesis was divided into two parts. In the first part, a semi- standardized interview with open-ended questions was used to find out how employees who work with students of the One-Year Practical School and the Two-Year Practical School at the Arpida Center help to integrate into the open labor market. Diversos autores ofereceram sustentação para fortalecer uma nova perspectiva de campo científico, a Psicologia Positiva. Tendo como base teórica o conhecimento de Psicologia Positiva e Psicologia da Saúde, pesquisas estão sendo desenvolvidas para investigar simultaneamente variáveis oriundas destes domínios. Um dos temas colocado sob analise são as emoções, investigadas em diferentes contextos e no ambiente organizacional. Importante salientar a existência de outras variáveis no contexto organizacional que têm sido investigadas à luz da Psicologia Positiva, tais como otimismo, percepções de suporte social no trabalho e percepções de suporte organizacional, algumas delas reunidas para compor modelos preditivos de bem-estar no trabalho (BET), construto multidimensional composto por dois vínculos afetivos positivos com o trabalho (satisfação no trabalho e envolvimento com o trabalho) e um com a organização (comprometimento organizacional afetivo). O presente estudo teve como objetivo analisar a capacidade de predição do balanço emocional (afetos positivos/negativos), do otimismo e de percepções de suporte (social no trabalho e organizacional) sobre as três dimensões de BET. Participaram do estudo 110 agentes comunitários de saúde (ACS), prestadores de serviço de uma prefeitura municipal paulista, com idade média de 38,84 anos, sendo o grupo constituído, em sua maioria, por mulheres e por pessoas casadas. Para a coleta de dados, foi aplicado um questionário contendo sete escalas autoaplicáveis que aferiram as variáveis do estudo. A análise dos dados, todos de natureza numérica, foi desenvolvida utilizando-se subprogramas do SPSS, versão 17.0 para Windows, para cálculos de estatísticas descritivas (médias, desvios padrão e correlações) e estatísticas multivariadas (análises de regressão linear múltipla stepwise). Os resultados do estudo, no que concerne ao seu objetivo principal, que consistiu em submeter a análise um modelo preditivo para BET, demonstraram que os níveis das três dimensões de BET poderiam variar sob o impacto de três preditores: percepção de suporte organizacional, afetos positivos e percepção de suporte instrumental. Como análise geral dos três modelos de regressão calculados, seria possível afirmar que o estado geral de bem-estar dos ACS no contexto de trabalho pode ser fortalecido ou enfraquecido pela atuação de fatores cognitivos que se desenvolvem a partir de percepções da dinâmica social presente no ambiente de trabalho (percepções de suporte social e organizacional) e de um fator de cunho estritamente pessoal contido na estrutura emocional do indivíduo sob a forma de experiências afetivas e aqui referidas com afetos positivos.(AU)

Percepções de suportes organizacional e social no trabalho como antecedentes da percepção de saúde da organização

The concept of organizational health had its origin in the organizational effectiveness definition, which was originated in the Fifties. Conceived as an expanded effectiveness , the concept of organizational health, recent in literature, is still in need of studies, which allow its definite implantation in the scope of organizational behavior, and mainly, studies that clarify its nature, antecedents and consequences. In the attempt of fulfilling part of this agenda, this study had as objective testing an explanatory model, which foresaw the perceptions of organizational and social support in the work, as being the antecedent to the perception of organizational health. The participants of this study were in its total 160 workers of several companies from the Triângulo Mineiro: 59,1% of participants from feminine gender and 40,9% from masculine gender, both with an average age of 28,9 years old and postgraduation as the most frequent degree of education. The instrument of data collection was composed by a questionnaire containing the three scales that were used to measure the perceptions of two factors of organizational health, three factors of social support in the work and the perception of organizational support. To achieve the proposed objective multivariate analyses have been carried through. The results of this study reveal that the main variable for both the factors of organizational health perception was the perception of organizational support. The impact of the perception of social support in the work was smaller than compared to that one. Implications of this study, as academic as applied, have been discussed and an investigation agenda was suggested. / O conceito de saúde organizacional teve suas raízes na definição de efetividade organizacional, originário nos anos 50. Concebido como uma efetividade expandida , o conceito de saúde organizacional, recente na literatura, ainda carece de estudos que permitam a sua definitiva implantação no âmbito do comportamento organizacional e, principalmente, esclareçam sua natureza, seus antecedentes e conseqüentes. Na tentativa de preenchimento de parte desta agenda, este trabalho teve por objetivo testar um modelo explicativo que previa as percepções de suportes organizacional e social no trabalho como antecedentes da percepção de saúde organizacional. Participaram desse estudo, 160 trabalhadores de diversas empresas do Triângulo Mineiro, sendo 59,1% do gênero feminino e 40,9% do gênero masculino, com idade média de 28,9 anos e pós-graduação como o grau de instrução mais freqüente. O instrumento de coleta de dados foi composto por um questionário contendo as três escalas que mediram os dois fatores da percepção de saúde organizacional, os três fatores da percepção de suporte social no trabalho e a percepção de suporte organizacional. Para o alcance do objetivo proposto, foram realizadas análises multivariadas. Os resultados deste estudo revelaram que o principal regressor para ambos os fatores da percepção de saúde organizacional foi a percepção de suporte organizacional. O impacto das percepções de suporte social no trabalho foi bem menor quando comparados àquele. Implicações destes resultados, tanto acadêmicas quanto aplicadas, foram discutidas, bem como foi sugerida uma agenda de investigações. / Mestre em Psicologia Aplicada

ABSTRAKT The goal: The goal of this work was to clarify the ways the social work is presented and how the forum for physically afflicted persons is created on the web portal "Lidemezilidmi", run by a company "Dobre misto", z.s. Additional intent was to show the specifics of mental illnesses and problems, connected with these illnesses, with which the clients (patients) contact this web portal most frequently. Methodology: based on the questionnaire, distributed by the company "Dobre misto", z.s., with the support from the Norwegian Fonds in connection with a project "Information Activity", the intent is to reform the psychiatric care. Results: all together, 130 valid replies were returned. Conclusion: the lives of people with disabilities, caused by illness, injury, or a genetic disposition, have one thing in common - with the mental health come social complications, problems at work, troubles in relationships, etc. However, the stories of individuals with mental and social problems vary widely. Mental illness, unlike physical disability, is not apparent at first glance, although it often causes problems to the affected person.
