Managing the quality of employability development in higher education through blended learning : a comparative study

The fourth industrial revolution and twenty-first century employability development has emerged on education and political agendas as a priority all over the world. Researchers have suggested and investigated more innovative learning experiences using technology as part of a blended learning approach. Restructuring current programmes to include skills development has the potential to equip students with the skills needed for employment. The development of blended learning approaches is an expanding field in both developing and developed countries. Yet, the skills graduates display and employers’ dissatisfaction is a concern. Limited research has been conducted on the use of blended learning to enhance employability development in formal learning environments. Most of the available research relies on employer perceptions, with little data available on the knowledge, skills and values graduates actually possess or on the impact this has on employability outcomes. This study aims to address this gap by focussing on managing the quality of employability development in higher education using blended learning. The study was aimed at gaining insight into the perceptions, understanding, concerns and experiences of institutional managers, tutors, graduates and students in their real world when using blended learning to enhance graduateness. This aim made the qualitative research method a suitable match. This thesis reports on the resulting comparative study between a South African and an American institution using different blended learning approaches to compare different cases for similarities and variations. The South African higher education sector’s fitness for purpose and pursuit of benchmarking against international standards of academic quality, knowledge and expertise calls for redress and reform of teaching-learning. In the fourth industrial revolution with a 21st century knowledge economy, driven from a macro- meso- and microlevel perspective, higher education in South Africa has the potential to provide a workforce that is socially and economically viable and more inclusive. The meaning of work for South African women graduates: a phenomenological study

Despite the feminisation of the workplace as one of the key developments of this domain, the meaning of work for women is little understood. A phenomenological approach was adopted in this study to gain in-depth understanding of the meaning ascribed to work by a sample of ten South African, women graduates. Literature was used to generate three models - a male-centred, stereotyped and contemporary conceptualisation. Unstructured interviews were conducted and the protocols analysed using the modified Stevick-Colaizzi-Keen method (Creswell, 1998; Stones, 1985; 1986). Themes illustrated that the meaning of work for women is multifaceted and comprises a number of components including sense of identity and self-worth, meeting instrumental needs, social relatedness, serving others, intrinsic satisfaction and the exercise of power and authority. Findings suggested that the meaning women ascribe to work changes when they experience autonomy. The moderating role of graduate skills and attributes in relation to the employability and retention of graduates in a retail organisation

The general aim of the study was to assess the relationship between the graduateness, employability and satisfaction with retention factors of individuals and whether graduateness moderates the relationship between employability and satisfaction. The study used a quantitative, cross-sectional research design on a purposive, non-probability sample (N = 100) of predominant black (93%), male (49%) and female (51%) trainees between the ages of 17-29 years (early career). Presenting/applying information skills significantly and negatively predicted compensation while ethical/responsible behaviour significantly and positively predicted satisfaction with job characteristics and organisational commitment. Graduateness related positively to self-perceived general employability. General employability did not significantly predict the participants’ satisfaction with retention factors. Graduate skills and attributes did not significantly moderate the relationship between self-perceived employability and satisfaction with retention factors. Males had significantly stronger perceptions of employability compared to females while females had higher levels of work–life balance satisfaction compared to males. Overall, the results suggest that general self-perceived employability is more a function of graduateness than of retention, while graduateness positively relates to retention factors. / Industrial and Organisational Psychology / M. Être médecin diplômé à l’étranger au Québec : des parcours contrastés d’intégration professionnelle

En 2015, il y aurait au Québec plus de 5 000 médecins diplômés à l’étranger, dont près de 2 500 travaillent comme médecins et possiblement autant qui ont emprunté d’autres voies professionnelles, momentanément ou durablement. Les migrants très qualifiés sont réputés faire face à de multiples barrières sur le marché du travail, particulièrement ceux membres de professions réglementées. Le cas des médecins est exemplaire compte tenu de sa complexité et de la multiplicité des acteurs impliqués au cours du processus de reconnaissance professionnelle. Ayant comme principal objectif de documenter les trajectoires d’intégration professionnelle de diplômés internationaux en médecine (DIM) et leurs expériences sur le marché du travail québécois, cette thèse s’attache à comprendre ce qui pourrait distinguer les trajectoires d’intégration en emploi pour un même groupe professionnel. En observant notamment les stratégies d’intégration et les ressources mobilisées, nous cherchons à mieux saisir les parcours des DIM qui se requalifient et qui exercent au Québec et ceux qui se réorientent vers d’autres secteurs d’activités. La démarche méthodologique est qualitative (terrain 2009 à 2012), le cœur des analyses étant basé sur 31 récits de vie professionnelle de DIM ayant migré au Québec principalement dans les années 2000. Les données secondaires incluent 22 entretiens non dirigés auprès d’acteurs clés de milieux institutionnels, communautaires ou associatifs ainsi qu’auprès de DIM très récemment immigrés ou ayant le projet d’immigrer. S’y ajoute l’observation ethnographique ponctuelle, telle que des activités associatives. La forme retenue pour cette thèse en est une par articles. Le fil directeur est l’exploration de l’interface entre les politiques, les pratiques et les individus au cœur des trajectoires d’intégration professionnelle. Les trois articles (chapitres 4 à 6) visent des focales complémentaires avec le même objectif : l’exploration de la complexité des trajectoires d’intégration professionnelle et la dialectique entre les niveaux micro, méso et macrosociaux. Ces derniers renvoient respectivement à la puissance d’agir des individus et leurs contraintes d’action, les relations sociales, les institutions et les pratiques organisationnelles et plus largement les structures sociopolitiques. Les résultats de cette thèse mettent en lumière des aspects complémentaires de l’intégration professionnelle et en interaction dynamique : 1) dimension macrosociale et politique; 2) dimensions institutionnelles et relations sociales; 3) identité professionnelle. Suite à l’introduction, la problématique (chap. 1) et la méthodologie (chap.2), le chapitre 3 expose les types des trajectoires d’intégration des DIM, leur hétérogénéité, et met en relief leurs récits de vie professionnelle. Le chapitre 4 soulève le paradoxe entre les politiques d’attraction de l’immigration déployés par les gouvernements canadien et québécois et les mécanismes de régulation opérant sur le marché du travail. Le chapitre 5 explore les stratégies et ressources mobilisées par les DIM et met en lumière l’effet positif des ressources symboliques. Les ressources institutionnelles de soutien, quoique élémentaires dans le processus de reconnaissance professionnelle, ne sont subjectivement pas considérées comme un élément central. Ce sont plutôt les ressources informelles qui jouent ce rôle d’appui significatif, en particulier les pairs DIM. Le chapitre 6 adopte une perspective microsociale et explore le caractère dynamique et relationnel de l’identité professionnelle, mais surtout, la puissance des conditions d’appartenance qui obligent à une flexibilité professionnelle et parfois au retrait de la profession ou du pays. Le chapitre 7 discute au plan théorique de l’intérêt d’une combinaison d’échelles analytiques et d’une ouverture disciplinaire afin de souligner les tensions et angles morts en ce qui concerne les mobilités de professionnels de la santé et leur intégration professionnelle. Cette thèse explore l’interrelation complexe entre les ressources économiques, sociales et symboliques, dans un contexte de fragmentation des ressources institutionnelles et de corporatisme. / Of the estimated 5000 immigrant physicians in Quebec in 2015, close to 2500 are employed as doctors while the rest work in other professions, either temporarily or permanently. Highly qualified immigrants are known to experience many barriers to employment, especially those who belong to regulated professions. This is especially true for medical doctors due to the complexity of the professional recognition process and the variety of institutional players involved. The main objective of this thesis is to document the professional integration trajectories of international medical graduates (IMG) and their experiences on the Quebec labour market. My aim is to better understand the wide variety of professional integration trajectories within this professional group. Paying close attention to the strategies and the resources mobilized by the participants IMGs, I document the situation between those who enter the medical profession and those who change careers. Using a qualitative methodology, I carried out 31 semi-structured interviews with IMGs focusing on their professional life stories pre- and post- immigration. Most of them immigrated to Quebec in the 2000s. The secondary data includes 22 non-directive interviews with different key social actors (11), as well as with IMGs (11) who had either immigrated very recently (less than two years) or were planning to. We also engaged in ethnographic observation; e.g. of associative activities. The common thread linking the three articles that comprise the thesis is the interface between policies, practices and individuals in the process of professional integration. The varying focal points of the articles have the same objective: the exploration of the complexity of professional integration trajectories and the dialectic that exists between the micro, mezzo and macro levels. In other words, what an individual can and cannot do professionally, taking into account the influence of social relationships, institutions, organizational practices, as well as sociopolitical structures. The results shed light on the complementary and dynamic interplay that affects professional integration on several levels: 1) the macrosocial and political dimension; 2) the institutional dimension and social relationships; 3) professional identity. Following the introduction, I present the research problem (chap.1) and the methodology (chap.2). Chapter 3 outlines the different types of integration paths of the IMGs, and presents their professional life stories. In Chapter 4 I examine the paradox that exists between immigration policies that aim to attract highly qualified migrants and regulatory mechanisms in the labour market that place limitations on many migrants. Chapter 5 presents the strategies and resources used by the IMGs and highlights the positive effect of symbolic resources. Institutional support resources, although basic to the professional recognition process, were not considered to be central by the IMGs. Instead, the informal resources were identified as playing a key role, especially IMG peers. Chapter 6 adopts a microsocial perspective and explores the dynamic character of the professional identity. It explores the importance of the conditions of belonging that may force an individual to be professionally flexible and sometimes to leave the medical profession or the country. Chapter 7 discusses the theoretical interest of a combination of analytical scales and disciplinary openness to highlight the tensions and blind spots in regard to the mobility of health professionals and their professional integration. Finally, this thesis explores the complex interplay of economic, social and symbolic resources in a context of highly fragmented institutional resources and corporate protectionism.

<p>The primary objective of this research was to identify and<br />analyse the challenges faced by ethnic minority students<br />while studying and building an academic career in the higher<br />education system of Serbia. The secondary objective was to<br />analyse the unconscious and conscious gender biases towards<br />ethnic minority women, when building their academic careers<br />and in reaching decision-making position in academia. The<br />tertiary objective of was to raise awareness about the<br />increased demand for human resources in the technical fields<br />and that therefore more women should be steered towards the<br />studying engineering.<br />The research was conducted based on 2192 filled in<br />questionnaires and 45 semi-structured interviews. The<br />research results showed that language, intersecting with<br />gender, ethnicity and class result in a new inequality concept.<br />It was shown that women are under-represented in technical<br />fields, which has its roots in gender stereotypes. Finally, it<br />was shown that women are less motivated to reach higher<br />positions in the Serbian higher education system than men.<br />The author proposes a set of policy recommendations for<br />solving/mitigating the identified challenges, e.g. deconstruction<br />of gender stereotypes via improved teaching<br />aids in elementary and high schools, optimised Serbian<br />language teaching to eliminate the language difficulty faced<br />at the start of their higher education; as well as the founding<br />of an ethnic minority research centre, which would research<br />the challenges faced by ethnic minority communities.</p> / <p>Primarni cilj istraživanja je identifikacija i i analiza prepreka<br />u sistemu visokog obrazovanja tokom studiranja i izgradnje<br />karijere u akademskoj zajednici žena iz nacionalnih zajednica<br />sa posebnim osvrtom na žene iz mađarske nacionalne<br />zajednice. Sekundarni cilj je analiza nesvesne i svesne rodne<br />pristrasnosti prema ženama etničkih manjina u toku izgradnje<br />akademske karijere i pri dosezanju visokih pozicija unutar<br />akademije. Tercijarni cilj istraživanja je podizanje svesti o<br />tome, kako je potražnja za ljudskim resursima na trži&scaron;tu rada<br />u oblasti tehničkih nauka značajna i da je stoga potrebno<br />usmeriti veći broj žena ka tim oblastima. Istraživanje je<br />sprovedeno pomoću 2192 popunjena upitnika i 45 polustrukturirana<br />intervjua. Istraživanjem je utvrđeno da jezik,<br />koji je u intersekciji sa rodom, nacionalno&scaron;ću i klasom,<br />rezultira novim konceptom nejednakosti. Takođe je dokazano<br />da su žene nedovoljno zastupljene u tehničkim oblastima, &scaron;to<br />je najvećim delom moguće pripisati rodnim stereotipima.<br />Konačno, utvrđeno je da su žene manje motivisane da<br />dosegnu visoke pozicije od mu&scaron;karaca u sistemu visokog<br />&scaron;kolstva. Autorka predlaže skup mera za re&scaron;avanje i/ili<br />ublažavanje identifikovanih izazova, npr. dekonstrukcija<br />rodnih stereotipa pomoću unapređenih nastavnih materijala u<br />osnovnim i srednjim &scaron;kolama, prilađen program učenja<br />srpskog jezika za učenike iz etničkih manjina sa ciljem<br />izbegavanja jezičke barijere na početku studija; odnosno<br />osnivanje centra za istraživanje statusa i izazova zajednica<br />etničkih manjina.</p>

Success in the protean career : a predictive study of professional artists and tertiary arts graduates

In the shift to a globalised creative economy where innovation and creativity are increasingly prized, many studies have documented direct and indirect social and economic benefits of the arts. In addition, arts workers have been argued to possess capabilities which are of great benefit both within and outside the arts, including (in addition to creativity) problem solving abilities, emotional intelligence, and team working skills (ARC Centre of Excellence for Creative Industries and Innovation, 2007). However, the labour force characteristics of professional artists in Australia and elsewhere belie their importance. The average earnings of workers in the arts sector are consistently less than other workers with similar educational backgrounds, and their rates of unemployment and underemployment are much higher (Australian Bureau of Statistics, 2005; Caves, 2000; Throsby & Hollister, 2003). Graduating students in the arts appear to experience similar employment challenges and exhibit similar patterns of work to artists in general. Many eventually obtain work unrelated to the arts or go back to university to complete further tertiary study in fields unrelated to arts (Graduate Careers Council of Australia, 2005a). Recent developments in career development theory have involved discussion of the rise of boundaryless careers amongst knowledge workers. Boundaryless careers are characterised by non-linear career progression occurring outside the bounds of a single organisation or field (Arthur & Rousseau, 1996a, 1996b). The protean career is an extreme form of the boundaryless career, where the careerist also possesses strong internal career motivations and criteria for success (Baruch, 2004; Hall, 2004; Hall & Mirvis, 1996). It involves a psychological contract with one's self rather than an organisation or organisations. The boundaryless and protean career literature suggests competencies and dispositions for career self-management and career success, but to date there has been minimal empirical work investigating the predictive value of these competencies and dispositions to career success in the boundaryless or protean career. This program of research employed competencies and dispositions from boundaryless and protean career theory to predict career success in professional artists and tertiary arts graduates. These competencies and dispositions were placed into context using individual and contextual career development influences suggested by the Systems Theory Framework of career development (McMahon & Patton, 1995; Patton & McMahon, 1999, 2006a). Four substantive studies were conducted, using online surveys with professional artists and tertiary arts students / graduates, which were preceded by a pilot study for measure development. A largely quantitative approach to the program of research was preferred, in the interests of generalisability of findings. However, at the time of data collection, there were no quantitative measures available which addressed the constructs of interest. Brief scales of Career Management Competence based on the Australian Blueprint for Career Development (Haines, Scott, & Lincoln, 2003), Protean Career Success Orientation based on the underlying dispositions for career success suggested by protean career theory, and Career Development Influences based on the Systems Theory Framework of career development (McMahon & Patton, 1995; Patton & McMahon, 1999, 2006a) were constructed and validated via a process of pilot testing and exploratory factor analyses. This process was followed by confirmatory factor analyses with data collected from two samples: 310 professional artists, and 218 graduating arts students who participated at time 1 (i.e., at the point of undergraduate course completion in October, 2005). Confirmatory factor analyses via Structural Equation Modelling conducted in Study 1 revealed that the scales would benefit from some respecification, and so modifications were made to the measures to enhance their validity and reliability. The three scales modified and validated in Study 1 were then used in Studies 3 and 4 as potential predictors of career success for the two groups of artists under investigation, along with relevant sociodemographic variables. The aim of the Study 2 was to explore the construct of career success in the two groups of artists studied. Each participant responded to an open-ended question asking them to define career success. The responses for professional artists were content analysed using emergent coding with two coders. The codebook was later applied to the arts students' definitions. The majority of the themes could be grouped into four main categories: internal definitions; financial recognition definitions; contribution definitions; and non-financial recognition definitions. Only one third of the definition themes in the professional artists' and arts graduates' definitions of career success were categorised as relating to financial recognition. Responses within the financial recognition category also indicated that many of the artists aspired only to a regular subsistence level of arts income (although a small number of the arts graduates did aspire to fame and fortune). The second section of the study investigated the statistical relationships between the five different measures of career success for each career success definitional category and overall. The professional artists' and arts graduates' surveys contained several measures of career success, including total earnings over the previous 12 months, arts earnings over the previous 12 months, 1-6 self-rated total employability, 1-6 self-rated arts employability, and 1-6 self-rated self-defined career success. All of the measures were found to be statistically related to one another, but a very strong statistical relationship was identified between each employability measure and its corresponding earnings measure for both of the samples. Consequently, it was decided to include only the earnings measures (earnings from arts, and earnings overall) and the self-defined career success rating measure in the later studies. Study 3 used the career development constructs validated in Study 1, sociodemographic variables, and the career success measures explored in Study 2 via Classification and Regression Tree (CART - Breiman, Friedman, Olshen, & Stone, 1984) style decision trees with v-fold crossvalidation pruning using the 1 SE rule. CART decision trees are a nonparametric analysis technique which can be used as an alternative to OLS or hierarchical regression in the case of data which violates parametric statistical assumptions. The three optimal decision trees for total earnings, arts earnings and self defined career success ratings explained a large proportion of the variance in their respective target variables (R2 between 0.49 and 0.68). The Career building subscale of the Career Management Competence scale, pertaining to the ability to manage the external aspects of a career, was the most consistent predictor of all three career success measures (and was the strongest predictor for two of the three trees), indicating the importance of the artists' abilities to secure work and build the external aspects of a career. Other important predictors included the Self management subscale of the Career Management Competence scale, Protean Career Success Orientation, length of time working in the arts, and the positive role of interpersonal influences, skills and abilities, and interests and beliefs from the Career Development Influences scale. Slightly different patterns of predictors were found for the three different career success measures. Study 4 also involved the career development constructs validated in Study 1, sociodemographic variables, and the career success measures explored in Study 2 via CART style decision trees. This study used a prospective repeated measures design where the data for the attribute variables were gathered at the point of undergraduate course completion, and the target variables were measured one year later. Data from a total of 122 arts students were used, as 122 of the 218 students who responded to the survey at time 1 (October 2005) also responded at time 2 (October 2006). The resulting optimal decision trees had R2 values of between 0.33 and 0.46. The values were lower than those for the professional artists' decision trees, and the trees themselves were smaller, but the R2 values nonetheless indicated that the arts students' trees possessed satisfactory explanatory power. The arts graduates' Career building scores at time 1 were strongly predictive of all three career success measures at time 2, a similar finding to the professional artists' trees. A further similarity between the trees for the two samples was the strong statistical relationship between Career building, Self management, and Protean Career Success Orientation. However, the most important variable in the total earnings tree was arts discipline category. Technical / design arts graduates consistently earned more overall than arts graduates from other disciplines. Other key predictors in the arts graduates' trees were work experience in arts prior to course completion, positive interpersonal influences, and the positive influence of skills and abilities and interests and beliefs on career development. The research program findings represent significant contributions to existing knowledge about artists' career development and success, and also the transition from higher education to the world of work, with specific reference to arts and creative industries programs. It also has implications for theory relating to career success and protean / boundaryless careers.
