Burnout, work engagement and sense of coherence in female academics at two tertiary education institutions in South Africa

Female academics in higher education institutions face numerous challenges in the continuously ch~nging landscape of South African Higher Education. Numerous mergers between different institutions, increasing job demands, ever increasing class sizes and the unique demands of role conflict, inherent to the female role, contribute to the manifestation of stress and burnout (80) in this population group. The research is conducted from a salutogenic paradigm, seeking to find ways of avoiding the negative consequences of 80 and contributing towards the positive experience of Work Engagement (WE) for the female academic. The research also explores the effect of the individual academics' Sense of Cohrence (SOC) on the experience of BO and WE. The research is quantitative in nature. A psychometric instrument was sent to all the permanently employed female academics employed by Unisa and TUT, measuring their levels of 80, WE and SOC. The completed questionnaires were statisticaily analysed. The findings included average levels of 80, with definite signs that the experience of 80 is on the increase. The Cy sub-dimension of BO showed increased levels. The WE scores of the female academics were just above average. The SOC scores of the female academics were low. The main recommendations were that University management need to take cognisance of the symptoms of BO that are present in this population. Strategies need to be put in place to address these issues and the experience of WE need to be treasured and grown through definite actions from Management. Female academics also need to take personal responsibility for their own wellness and act on the initial signs of 80, rather than dismissing it as mere tiredness or lack of energy. The job satisfaction of principals of previously disadvantaged secondary schools in the North West Province

This study investigated the factors that affect the job satisfaction of principals of previously disadvantaged secondary schools in the North West Province. The aims of the study were to determine empirically, through quantitative and qualitative means, the factors that influence the job satisfaction of the principals, and to make recommendations of ways to improve their job satisfaction. In the quantitative phase the research design was a survey. Data were collected from a purposefully selected sample of 30 principals of 30 secondary schools conveniently situated and accessible, in rural villages and townships. Thereafter a phenomenological approach was used to select eight principals from the same sample. The aim was to, by means of interviews, find clarity on the trends observed in the quantitative phase. The researcher purposefully selected participants representing a maximum variation regarding gender, geographical location, and years of experience as a teacher or a headmaster. The results indicated that the factors that enhanced the job satisfaction of the selected principals related to the nature of their work in the sense that it was stimulating, important and varied. Their interpersonal relationships were also gratifying. These relationships referred to cooperative staff, appreciative colleagues and supervisors, well-behaved learners, and supportive parents. Specific factors also brought about job dissatisfaction. In particular, the majority of the principals were frustrated with poor management on the part of the Department of Education. This was linked to a lack of autonomy of the principals, excessive bureaucracy, and poor policies. The principals believed that these policies exacerbated the problems they already had with ill-disciplined learners, the poor work ethics of some educators, unsatisfactory matriculation results, pitiable physical working conditions, and uninvolved parents.Results from the research also showed that the principals thought their workloads were not aligned to their salaries, and that reward systems were needed. Recommendations to enhance the job satisfaction of the principals of the identified secondary schools were made to the SGB and other school managers, as well as to the Department of Education, and recommendations for future research were also put forward. An in-depth investigation of the factors contributing to employee dissatisfaction at the Business Application Solution Centre (BASC), Eskom

This study investigated the causes of employee dissatisfaction by means of a case study of the Business Application Solution Centre (BASC) at the Eskom Academy of Learning (EAL). The rationale for the study was to contribute further to a general understanding of employee dissatisfaction. This study highlighted the issue of the under-representation of blacks and females (of all races) in senior positions, and further emphasised appointment and recruitment issues that promote unfair labour practices, organisational culture and structure issues that undermine workplace relations, and the extent to which management responds to the abovementioned issues. A mixed method approach was employed to gather data from BASC employees. Qualitative data was collected by means of one focus group discussion and nine in-depth, face-to-face interviews. For the focus group and face-to-face interviews, purposive sampling was used for the selection of respondents, in order to ensure representation on all race, gender and occupational strata. A semi-structured questionnaire was used for both the focus group and face-to-face interviews. The questioning route was guided by the themes of gender, appointment and recruitment issues, culture and structure issues, and management response and practice. Quantitative data was collected by means of an online survey. Even though the online survey link was sent to employees on all strata, top managers did not participate. The use of a web-based online survey had an element of immediacy and also ensured maximum confidentiality, as responses were transferred to a development server with no link or trace to the respondents. The study revealed many underlying causes of employee dissatisfaction, such as the following: (1) the main drivers of black and female under-representation in top positions were lack of skills development, mentoring and career-pathing; (2) among the recruitment and appointment practices leading to employee dissatisfaction was the appointment of employees to ‘acting’ rather than permanent management positions; (3) there was a perception that managers abused their authority by promoting their favourites and overlooking those who they did not like; (4) although an affirmative action (AA) policy had been implemented at BASC, it was felt that employees should be appointed and promoted on merit, and that this should be accompanied by mentoring; (5) in some instances, the hiring of consultants deprived employees of opportunities to perform critical tasks. The fact that consultants were paid more than employees was also a source of discontent; (6) appointment criteria were non-transparent, and respondents revealed that they knew who was going to be appointed even before the recruitment process had been completed; (7) a bureaucratic culture was found to be the main organisational culture issue undermining workplace relations. On the other hand, a culture of teamwork appeared to reduce dissatisfaction and enhance unity; (8) the major organisational structure issues undermining workplace relations were managers who lacked managerial competencies and unequal payment on the same grade; (9) employees who stood their ground were given a low rating during performance appraisals. Others were bullied by senior managers and colleagues, who were rude towards them; (10) a hostile working relationship between managers and employees was caused by managers who lacked human resource skills; and (11) junior managers were undermined by employees who bypassed them and went straight to senior managers to discuss workplace issues. This study addresses both the general lack of information regarding the causes of employee dissatisfaction in South Africa, and of employee dissatisfaction in the information and communication technology (ICT) workplace environment. The findings of the study will also contribute towards a better understanding of the general causes of employee dissatisfaction. The results of this study suggest that more in-depth investigations of the causes of employee dissatisfaction are necessary to fully address this issue, and in order to ultimately prevent a further increase in the rate of employee turnover. Some implications for further research became apparent during the course of this study: similar studies on employee dissatisfaction should be conducted with top managers; studies on the experience of managers appointed to acting positions should be undertaken; and follow-up studies on employee dissatisfaction should be conducted as causes are addressed and relevant interventions are implemented. / Business management / D.Litt. et Phil. Experiences of nurses of the implementation of occupational specific dispensation (OSD) in selected public hospitals in the uMgungundlovu District in KwaZulu-Natal

The purpose of the study was to explore the lived experiences of nurses on the implementation of occupational specific dispensation (OSD). Qualitative research using hermeneutic phenomenology was conducted in the three selected public hospitals in the Umgungundlovu district in KwaZulu-Natal (KZN). Data was collected by means of in-depth interviews with professional nurses, enrolled nurses and nursing assistants and focus group discussions with nurse managers purposively selected at the public hospitals in the Umgungundlovu district. Parse’s extraction synthesis analysis of data was done and seven (7) themes emerged from the participants’ dialogical conversation exploring the experiences of the implementation of OSD. The findings suggested that nurses viewed OSD as unfair labour practice because it divided nurses; there are those who grossly benefitted and those who benefitted less. The researcher concluded that the study will assist the authorities in the department of health both nationally and provincially to review OSD for nurses and close the gaps identified during the implementation as they were the pilot group. / Health Studies / M.A. (Health Studies)

This researcher investigates the role of communication satisfaction in job satisfaction in the Department of Communications, a government policy-making institution that deals with post, telecommunications, and broadcasting services in South Africa. This study describes communication satisfaction as the overall degree of satisfaction an employee perceives in his total communication environment and job satisfaction as the degree of satisfaction the individual feels with his job. Focus groups are used to explore the role of communication satisfaction in job satisfaction in the Department of Communications because they are appropriate and suitable in capturing the discussions reflecting emotions, particularly uncovering individuals' feelings about their environment. The emphasis is on finding out how communication motivates and makes employees satisfied in their jobs. Qualitative content analysis, based on transcriptions from audiotapes, is used for interpretation and analysis of the data. Work-life balance, job satisfaction and turnover intention amongst information technology employees

The objectives of the study were to determine the relationship between the demographic variables, work-life balance (as measured by the Survey Work-Home Interaction - Nijmegen), job satisfaction (as measured by the Minnesota Satisfaction Questionnaire) and turnover intention (as measured by the Turnover Intention Scale); to determine whether the demographic variables and work-life balance significantly predict job satisfaction and turnover intention; and to determine the differences between biographical groups. A quantitative cross-sectional survey research design was applied to a stratified random sample of 79 employees in a South African IT company. Descriptive statistics, correlations, independent t-tests and regressions were used to analyse the data. Analysis revealed that job satisfaction has a significant negative relationship with turnover intention. Furthermore, the work-home interface sub-dimensions of work-life balance have both a positive and negative relationship with job satisfaction and turnover intention. An investigation of burnout amongst medical social workers working in children's wards

Because social work requires emotional involvement, it is not uncommon for workers to be emotionally drained and frustrated, which might lead to burnout. Stress amongst social workers is an important issue, as a stressed workforce can negatively affect the quality of service. This study was undertaken with the aim of providing guidelines for handling stress amongst medical social workers working in children's wards, in order to promote job satisfaction and enhance work performance. Chronically ill children who are hospitalised, often suffer from behavioural and emotional problems that require social work intervention, which in turn puts pressure on the social worker. Concurrent stressors on the children and their families may exhaust their normal coping capacity and further complicate the child's adaptation to hospitalisation. The role of the medical social worker is to provide social support to the child and the family in order to promote positive coping in the child during and after hospital treatment. The demands put on the social worker by hospitalised children can cause stress, which could adversely affect their work performance and job satisfaction. Social workers therefore, have to carefully select an appropriate practice framework when dealing with hospitalised children. This entails the selection of appropriate perspectives, theories and models to ensure effective intervention. These frameworks provide structure and directive to social work intervention, and combined with supervision, can promote job satisfaction amongst medical social workers. The study was undertaken amongst medical social workers working in paediatric wards within hospitals in the Cape Metropolitan area. The empirical study focused on an investigation of factors, which might contribute to the experience of burnout amongst the social workers. Work-related stressors playa major role in increasing the likelihood of burnout amongst social workers. If these stressors are not properly dealt with they might lead to burnout amongst medical social workers, which will have a direct bearing on the child's benefit from medical services. A combination of both organisationally based and individually based strategies should be implemented in order to overcome job-related stress and to prevent burnout. / AFRIKAANSE OPSOMMING: Mediese maatskaplike werkers wat in kindersale werk, is meer geneig tot uitbranding as gevolg van die stresvolle aard van hulle werk. Maatskaplike werk vereis emosionele betrokkenheid. Dit is dus nie ongewoon vir maatskaplike werkers om emosioneel gedreineerd en gefrustreerd te voel nie. Laasgenoemde is kenmerke van uitbranding. Oormatige stres by maatskaplike werkers kan 'n negatiewe uitwerking op die kwaliteit van hul dienslewering hê. Hierdie navorsingstudie was onderneem met die oog op die daarstelling van riglyne vir die hantering van stres by mediese maatskaplike werkers, wat in kindersale werk om sodoende werkstevredenheid en -verrigting te bevorder. Kroniese siek kinders wat gehospitaliseer word, presenteer dikwels met gedrags- en emosionele probleme wat uiteraard tydens intervensie addisionele druk op die maatskaplike werker plaas. Gepaardgaande stressors kan daartoe lei dat pasiënte en hul gesinne afwyk van hul normale funksionering wat weer die pasiënt se hanteringsvermoë en aanpassing by die hospitaalopset belemmer. Die rol van die mediese maatskaplike werker is om sosiale ondersteuning aan bogenoemde partye te gee ten einde positiewe hanteringsvermoë tydens en na mediese behandeling, by pasiënte te vestig. Die eise wat deur pasiënte aan maatskaplike werkers gestel word kan stres veroorsaak wat hul werksverrigtinge en tevredenheid negatief kan affekteer. Maatskaplike werkers moet dus versigtig te werk gaan in die keuse van 'n gepaste praktykraamwerk vir intervensie ten opsigte van gehospitaliseerde kinders. 'n Verantwoordbare keuse van perspektiewe, teorieë en modelle lê ten grondslag van effektiewe maatskaplike werk intervensie. Hierdie raamwerke bied struktuur en rigting aan maatskaplike werk intervensie. Laasgenoemde, tesame met Stellenbosch University http://scholar.sun.ac.za superviste kan werkstevredenheid onder mediese maatskaplike werkers bevorder. Stressors wat met werk verband hou, speel 'n groot rol in die toename van uitbranding onder mediese maatskaplike werkers. Indien hierdie stressors nie effektief hanteer word nie, kan dit tot uitbranding by maatskaplike werkers ly wat dan weer die pasiënt se benutting van mediese dienste negatief beïnvloed. Die ondersoekgroep het bestaan uit tien mediese maatskaplike werkers wat werksaam was in paediatriese sale in hospitale binne die Kaapse Metropool. Tydens 'n empiriese ondersoek is gefokus op faktore wat moontlik aanleiding kan gee tot die uitbranding van maatskaplike werkers. Dit word dus aanbeveel dat 'n kombinasie van strategieë van beide die orgarusaste en die persoon geïmplementeer moet word om werksverwante stres te oorkom en dus uitbranding by mediese maatskaplike werkers te voorkom.

Absenteeism can be a major problem for organisations. As pressures increase on the budgets and competitiveness of companies, more attention is being given to reduce workplace absenteeism and its cost. Job satisfaction has been noted as one of the factors influencing an employee's motivation to attend. Studies on the relationship between absenteeism and job satisfaction seem to be inconsistent. Some research has found no correlation between these two variables whereas other studies indicate a weak to moderate relationship between these two variables. The aim of this study was to determine whether there is a relationship between job satisfaction and absenteeism in a selected department within and Electricity Unit in the Western Cape.

The main aim of the study was to investigate the perceptions of educators with regard to the effectiveness of the induction programme for newly appointed lecturers. The key findings of the research were that newly appointed lecturers experienced various problems. The study also explored experiences faced by newly appointed lecturers at Coastal KZN FET College. The challenges arise from the lack of an effective induction programme. These problems resulted in poor productivity among newly appointed lecturers. The empirical component underpinned the review and analysis of the effectiveness of an induction programme for newly-appointed lecturers as they adjust to their entry into the teaching profession. The study also investigated the high turnover (lecturer attrition) among newly appointed lecturers as well as the possible solutions which can be implemented. The survey method was used to administer the questionnaire to all 45 target respondents using the personal method. The study adopted the quantitative research method with precoded close ended questions. The personal method was used to administer the questionnaire to all 45 target respondent and in this way a high response rate of 100% was obtained. An important finding in this regard was that the induction programme was not evaluated and improved frequently. The induction programme should ensure that new lecturers are treated with dignity and are allowed the opportunity to display their strengths and the knowledge they bring to their new College by implementing an effective induction programme. Arising out of the empirical analysis the researcher has recommended and developed a set of guidelines which could be used in developing an effective induction programme for the Coastal FET College in Kwa-Zulu Natal. The study concludes with directions for future research to expand on the body of knowledge in this field. / M

An investigation into job satisfaction and employee performance at Stodels Retail Nurseries : a case study

Submitted in fulfilment of the requirements for the Degree of Magister Technologiae: Human Resources Management, Durban University of Technology, 2013. / The purpose of this study was to investigate job satisfaction and employee performance at Stodels Retail Nurseries in the Western Cape. The main aim of the study was to determine the level of job satisfaction and its impact on employee performance. A quantitative methodological approach was used for collecting the data. The target population comprised of 122 employees at Stodels Retail Nurseries. A pre-coded close ended patented questionnaire was administered to the target population, using the survey method. There was a significantly high response rate of 100% which was largely due to the fact that the personal method was used for the administration of the questionnaire. The Statistical Program for the Social Sciences (SPSS) version 20.0 for Windows was used for the statistical analysis. There were some significant findings that emerged from the empirical analysis and results. The majority of respondents (64%) generally experienced job satisfaction at Stodels Retail Nurseries and a significant number of respondents (52.5%) also expressed their dissatisfaction with pay, compensation and benefits. A moderate number of respondents (43%) expressed further dissatisfaction with the limited opportunities for promotions. This however, did not affect the level of employee performance significantly. The hypothesis tested revealed that there was no significant relationship between job satisfaction and employee performance. It was recommended that employees at Stodels Retail Nurseries should be kept constantly motivated to ensure that job satisfaction and employee performance levels are kept high. Top management of Stodels Retail Nurseries need to implement a programme to increase job satisfaction and employee performance as this may lead to the added benefits for sustaining and improving its success in the retail nursery sector. The study concluded with directions for further research as well. / M
