Medarbetarengagemang och dess samband med intern kommunikation och kommunikationsstilar på arbetsplatsen / Employee engagement and its relation to internal communication and communication styles at work

Medarbetarengagemanget världen över anses vara förhållandevis lågt (Gallup, 2017). Tidigare vetenskapliga studier påpekar till exempel arbetsmiljö, erkännande av den enskildes arbete, det sociala klimatet på arbetsplatsen, påverkan av personlighet samt tillfredsställelse med intern kommunikation som essentiella för ett gott medarbetarengagemang på arbetsplatsen. Respondenterna (N=52) i denna studie rekryterades huvudsakligen via mail och sociala medier, både kommunala verksamheter och större privata företag kontaktades. Respondenterna fick lämna svar om deras egen upplevelse kopplat till aktuellt undersökningsområde utifrån ett digitalt utformat frågeformulär. Resultaten visade att om man som medarbetare upplevde att man blev kommunicerad till genom eftertänksamhet och konsistenta budskap, blev delaktig i samt kontinuerligt upplyst om organisationen genom tydligt förmedlad information var det de viktigaste delarna för ett gott medarbetarengagemang på arbetsplatsen. Funna samband mellan intern kommunikation och engagemang bidrog till att slutsatser kunde dras om att den förmedlade kommunikationens innehåll och struktur hade betydelse för medarbetarens upplevda engagemang. Korrelationer mellan kommunikationsstil och engagemang visade att endast frågvis kommunikationsstil hade ett signifikant samband med medarbetarengagemang. Denna studie kunde i förhållande till tidigare vetenskapliga fynd ge stöd för att det finns samband mellan medarbetarengagemang, nöjdhet med intern kommunikation samt kommunikationsstil.

Frågan om det finns något sätt att förutsäga hög arbetsprestation hos individer är på många sätt relevant i organisationssammanhang. Tidigare forskning har visat att personlighet och arbetsengagemang relaterar till prestation, för vad är det egentligen som bidrar till hög individuell arbetsprestation? Syftet med föreliggande studie var att med hjälp av en enkätundersökning undersöka vilken roll personlighet och arbetsengagemang spelar för individuell arbetsprestation. Studiens hypoteser handlade om vilken prediktor, arbetsengagemang eller ett specifikt personlighetsdrag som kunde förklara mest av variationen i individuell arbetsprestation. En kvantitativ studie genomfördes med hjälp av en webbaserad enkätundersökning som baserades på mätinstrument för individuell arbetsprestation (Individual Work Performance Questionnaire), arbetsengagemang (Utrecht Work Engagement Scale) samt personlighet (Mini International Personality Item Pool-6). Kriterierna för att få delta var att vara över 18 år samt besitta en arbetslivserfarenhet över 6 månader. Studiens deltagande uppgick till 162 personer (ålder: M = 35.8, SD = 14.5). Resultaten från regressionsanalysen överensstämde med studiens hypoteser där arbetsengagemang var den överlag starkaste prediktorn för att kunna förutsäga individuell arbetsprestation. Av personlighetsdragen hade conscientiousness störst samband för uppgiftsbaserad prestation samt kontextuell prestation, medan neuroticism hade störst samband för kontraproduktivt arbetsbeteende. Studiens slutsats var att det mest effektiva sättet att mäta individuell arbetsprestation på var genom mätinstrumentet Utrecht Work Engagement Scale (UWES-9) som mäter arbetsengagemang. / The question of whether there is a way of forecasting high individual work performance is in many ways relevant in organizational contexts. Previous research has shown that personality and work engagement relate to work performance but what part exactly is it that contributes to high individual work performance? The purpose of this paper was to conduct a survey to investigate the relevance between personality and work engagement variables and their correlation to individual work performance. The hypotheses of the study concerned which predictor, work engagement or a specific personality trait could explain most of the variation in individual work performance. A quantitative study was conducted using a web-based survey based on measuring instruments for individual work performance (Individual Work Performance Questionnaire), work engagement (Utrecht Work Engagement Scale) and personality (Mini International Personality Item Pool-6). To participate you had to be over the age of 18 and exceeded 6 months of work experience. 162 participants were involved in this study (M = 35.8, SD = 14.5). The results show that work engagement was the strongest predictor to forecast high individual work performance. In regard to task-based and contextual performance the results show a correlation with the personality trait conscientiousness, while counterproductive work behaviour had a strong correlation with neuroticism. The study shows that the most effective way to estimate individual work performance was through Utrecht Work Engagement Scale (UWES-9), which measures work engagement.

THE RELATIONSHIP BETWEEN RETENTION, EMPLOYEE ENGAGEMENT, JOB SATISFACTION, AND INTRINSIC MOTIVATION AMONG NURSES

This study investigated how engagement, job satisfaction, and intrinsic motivation will affect retention among nurses. A sample of 150 nurses (CNAs, LPNs, and RNs) employed at medical centers in Sioux City (IA-SD-NE) and Carbondale, Illinois was selected using cluster random sampling. Employee engagement (Independent-Variable1) was measured against the Utrecht Work Engagement Survey (UWES), job satisfaction (Independent-Variable2) was measured against the Minnesota Satisfaction Questionnaire (MSQ), and intrinsic motivation (Independent-Variable3) was measured against the Intrinsic Motivation Inventory (IMI). The study followed a sequential transformative design, with all research questions or hypotheses examined through multinomial regression, which indicated the odds ratio of nurses’ decision or intent to leave or stay against leaving their current position. The regression analysis showed that intrinsic motivation and job satisfaction were significantly more likely to predict nurses’ intent to leave than employee engagement. The interviews showed employee engagement, job satisfaction, and intrinsic motivation to be an important part of the nurses’ decision to leave or stay

En betydelsefull förutsättning för ett hållbart arbetsliv är den psykosociala arbetsmiljön och dess inverkan på arbetstagarens arbetsengagemang. Syftet med studien var därmed att utifrån Karasek och Theorells krav-, kontroll- och stödmodell undersöka i vilken utsträckning de psykosociala faktorerna (arbetskrav, arbetskontroll samt socialt stöd) predicerar arbetsengagemang, samt vilken påverkan distansarbetet har haft på dessa faktorer. För att besvara syftet utfördes en kvantitativ datainsamling genom en enkätundersökning som skickades ut till ett större företag i Sverige som tillhör handelsbranschen samt via LinkedIn. I studien deltog 109 deltagare där samtliga var över 18 år och hade arbete som huvudsaklig sysselsättning. Mätinstrumenten som användes var UWES-9 och QPS Nordic som var välbeprövade och höll en god validitet. Resultatet från regressionsanalysen och tvåvägs-ANOVAn visade att det förelåg en signifikant relation mellan arbetsengagemang och de psykosociala faktorerna var för sig där arbetskrav hade störst effekt på arbetsengagemang. Det fanns däremot ingen interaktionseffekt på arbetsengagemang mellan arbetskrav och arbetskontroll. Vidare uppvisade resultatet att Covid-19 pandemin ej hade förändrat deltagarnas upplevelse av arbetsengagemang, arbetskrav, arbetskontroll och socialt stöd. Avslutningsvis utföll slutsatsen till att studien kan bidra med ökad förståelse gällande dessa prediktorers enskilda påverkan på arbetsengagemanget. / An important condition for a sustainable working life is the psychosocial work environment and its impact on the employee's work engagement. The aim of the study was therefore to investigate how the psychosocial factors (work demand, control at work and social support), based on Karasek och Theorells demand-, control- and support model, predict work engagement and what impact teleworking has. To answer the purpose, a quantitative data collection was performed through a survey that was sent out to a larger company in retail industry and through LinkedIn. The study involved 109 participants, all of them were over 18 years old and had work as their main occupation. The measuring instruments that were used were UWES-9 and QPS Nordic, which were well-proven and had good validity. The results from the regression analysis and the two-way ANOVA showed that there was a significant relation between work engagement and the psychosocial factors separately, where work demands had the biggest effect on work engagement. However, there was no interaction effect on work engagement between work demand and work control. Furthermore, the results showed that the Covid-19 pandemic had not changed the participants' experience of work engagement, work demand, work control and social support. The conclusion was that the study can contribute to an increased understanding of these predictors' individual impact on work engagement.

This study aims to examine and identify possibilities andprerequisites for implementing a High Performance Work System(HPWS) in a Swedish non-profit association’s operations. Theessay assumes a set of frameworks in the form of HPWS practiceswhich are defined in previous research in order to determine andevaluate the implementation possibilities in the association. Thestudy takes place in “SRL Spelförening”, a non-profit associationwhich conduct welfare processes in the form of esports in theSwedish grassroot scene. The association has during its lifespanundergone large changes within all aspects of its operation – notleast the structure of work processes, something that has meantthat many parts of the workflow are unorganized and unstructured.This study analyzes the current state of the association’sprocesses with a quantitative interview approach focused on a setof work-related variables. The data that is generated is then usedas a control tool when the association’s prevalent prerequisites ofHPWS are to be determined. The data was also applied in a linearregression model generating correlation coefficients among thework-related variables – information which in turn gets applied inorder to decide the association’s individual attitude to HPWS. Theanalysis points to the association generally meeting the HPWSrequirements which were cited in earlier research. Some aspectswere however determined to lie beneath the bar and thereforerequire changes in accordance with earlier similar HPWS relatedcases. Furthermore, the correlation results show that theassociation’s workers’ overall attitude towards HPWS was positive,where a higher appreciation of a HPWS was related to higherengagement and lower turnover intention.

In recent years, the concept of burnout has been expanded and is currently a concern in all professions and occupational groups. Nowadays it is widely acknowledged that people in almost any occupation could develop burnout. To-date, only two studies have examined students' experiences of burnout. Therefore, research regarding this phenomenon in students seems warranted. The objective of this study was to firstly investigate the psychometric properties of adapted versions of the Maslach Burnout Inventory and Utrecht Work Engagement Scale in a sample of students from a tertiary institution, and secondly to consider the role of biographical variables in relation to burnout and engagement levels. A cross-sectional survey design was used to attain the research objectives. For the purposes of this study, an availability sample of students (N=353) majoring in Organisational Behaviour was drawn at one point in time. The adapted Maslach Burnout Inventory - Student Survey (MBI-SS) and the Utrecht Work Engagement Scale - Student Survey (UWES-S) as well as a biographical questionnaire were administered. Structural equation modelling confirmed two-factor models of Burnout (consisting of Exhaustion and Cynicism) and Engagement (consisting of Vigour and Dedication). Biographical variables which appear to be predictive of differences in levels of student burnout are home language, overall health status and consideration given to quitting their studies, while engagement is related to home language, academic year of study and consideration given to quitting studies.
