Systems Psychodynamics and Consulting to Organisations in Australia

Systems Psychodynamics is unique as an approach to consulting to organisations in the way it integrates three theory streams: psychoanalysis; group relations and open systems theory. Consultants who work in this way focus on the many layers of interactions and exchanges taking place both within organisations and at the interface between an organisation and its external environment. The territory for collaborative exploration with clients extends from interpersonal and group dynamics to service and product- related systems and processes. It is a holistic approach that creates opportunities for transformational learning at every level of the organisation. As a practice, consulting with a systems psychodynamics approach is complex and difficult to master. Arguably, the most challenging dimension of this work for consultants is developing a capacity to think within a psychoanalytic conceptual framework: to discern and hypothesise about unconscious processes in organisations. But what precisely does this mean and what is this experience like for the consultants? This research project was designed to explore and describe the experience of working with a systems psychodynamic approach from the consultants' perspectives within the Australian context. To this end, 20 consultants who self-selected as working with a systems psychodynamic approach were involved in this research. From the data created in this process, what is documented in this thesis is the first detailed description of the experience of 'working in this way' taken from the combined perspectives of these 20 consultants. Further, a systems psychodynamic approach to research is defined and applied in this thesis. In this way, the systems psychodynamics within the temporary 'system' created by the research was part of the territory under investigation. This process led to an important discovery. 18 of 20 consultants strongly asserted the importance of working with colleagues in pairs or teams when adopting a systems psychodynamic approach. However, at the time of interviewing, all 20 consultants were working alone and only 3 had immediate plans to work with others. An exploration of the reasons for this gap between beliefs about best practice and actual practice became the focus for the analysis of the data. What is discovered through this analysis is that the reasons why consultants are predominantly choosing to work alone are likely to be complex and irreducible. An exploration of the issues that working together can surface for consultants who apply a systems psychodynamic approach is presented under four sub-topics: system domain issues; theory-related issues; interpersonal issues and intrapsychic issues. In this detailed analysis, what is revealed is an absence of 'good enough' containment for the anxieties that are likely to be aroused when consultants work together. To this end, four 'containers' are proposed: organisation/brand-as-container; management-as-container; supervision-as-container and theory/praxis-as container. This research has uncovered some important challenges facing the community of practitioners in Australia. It is the contention in this thesis that they need to be addressed if the practice of consulting with a systems psychodynamic approach is to flourish and continue to grow.

Developing Digital Transformation Strategy for Manufacturing Firms. Applying Interpretive Structural Modelling to Explore Causal Relationships of Organisational Management Factors

Digital transformation represents an unprecedented strategic challenge for established manufacturing companies, but the theoretical understanding of its implications is still lacking. It is accordingly difficult for management to develop an adequate digital transformation strategy and decide on appropriate organisational implementation measures. The aim of this work is therefore to address the organisational management challenges related to digital transformation of manufacturing companies through strategic digital transformation programmes. It is based on the input of 39 managers with diverse backgrounds, digital and non-digital, within the manufacturing industry. This study enhances the open systems organisational theory approach and the concepts of temporary organisations. It identifies 21 different organisational management factors that are relevant for the digital transformation of a manufacturing company. Interpretive Structural Modelling (ISM) has been applied to derive an empirical model that organises those factors according to their level of influence. The factors related to organisational leadership, internal organisational structures and operational capabilities have the strongest influence on the digital transformation challenges. This includes the understanding that in the context of digital transformation, a strategic programme cannot be conceived separately to the embedding company organisation. The practical implications of the empirical model on management are derived by this study as well. It suggests that the non-linear nature of digital transformation requires management to continuously embrace and not restrict organisational and operational complexity. Instead, focus should be placed on establishing frameworks that provide operational guidance, supported by substantial management efforts to foster commitment across all organisational levels towards digital transformation goals.

Perspectives of Educated Expatriate Bangladeshi Women About Post-Secondary Education: The Barriers Encountered and the Strategies They Have Employed

ABSTRACT Using a qualitative methodology, I conducted this study to identify the barriers to women’s post-secondary education in Bangladesh and to investigate the possible strategies to remove those barriers, from the perspectives of three Bangladeshi women who received post-secondary education in Bangladesh and who are currently living in Canada. To explore participants’ perceptions, I used open-ended structured interviews. I then analyzed data using the conceptual framework of subsystems within an open systems theory. The study revealed that the barriers Bangladeshi women encounter when pursuing a post-secondary education are vast and complex. The findings from this study indicated that Bangladeshi women face barriers from multi-level social subsystems such as family, financial, educational, socio-cultural, political, and governmental subsystems. Six broad themes of major barriers emerged from participants’ reports: (a) financial constraints; (b) socio-cultural practices and attitudes; (c) male domination; (d) inadequate education facilities; (e) student politics and unstable political situations; and (f) corrupt government and inconsistent implementation of law and punishment. Within these six themes, the study identified various factors that hamper women’s post-secondary education in Bangladesh. The participants suggested strategies that may help those who make and implement policy find ways to minimize barriers to women’s post-secondary education in Bangladesh and beyond. The results showed that since the barriers are multifaceted, positive collaboration between the various levels of social subsystems in Bangladesh can reduce the difficulties and may profoundly change the overall Bangladeshi attitude towards women and their education. The family or the government systems alone are not enough to remove the deeply-rooted barriers to Bangladeshi women’s higher learning. Group processes and dynamics in relation to transactional and transformational leadership

This study investigated the relationship between leadership style and group processes and dynamics with due consideration of the role of related systems in the context of organisational change. The theoretical assumptions and practical implications of the full range model of leadership were discussed. This model emphasises the transactional-transformational paradigm. In addition, approaches to studying and working with groups were covered, focusing specifically on group processes and group dynamics. In the case of the latter, the systems psychodynamic perspective was emphasised. The present study was conducted in a plant of a South African production organisation that had been experiencing transformation. An intervention was done at management level to identify behavioural and operational issues and to sensitise the members of the management team in terms of individual and group functioning. The conceptualisation of leadership styles in terms of the full range model of leadership was largely supported by means of associations with certain personality traits and behaviours. The latter also provided a profile of desired characteristics, especially in terms of interpersonal styles and work and social ethics. The theory on group processes and dynamics was used to explore group and organisational functioning. The context of change and the related insecurity resulted in efforts to deal with anxiety by means of excessive reliance on structure. Centralised leadership and a dynamic of control and dependency characterised all levels of the organisation. Cooperation in an interdependent manner was therefore problematic and there was also a struggle in terms of interrelatedness in and between systems. The unconscious defence strategy was related to the general reliance on transactional behaviours and the lack of authorisation of leadership in terms of transformational behaviours. Despite the successful application of theory in the present study and the contribution made by the results, it was concluded that the uniqueness and the realities of each situation need to be explored and provided for, and a system should be allowed to determine the progression in the system. / Psychology / D. 親師生信任連結的家校生活:一所台灣另類國民小學教育實踐之個案研究 / The Home-school Life of Trustful Coupling Relationship among Parents, Teachers, and Students: a Case Study on an Alternative Elementary School in Taiwan

本研究採用質性研究方法,以開放系統理論為架構,從組織運作的角度來探究個案學校─種籽親子實驗國民小學之日常生活和教育實踐,從而描繪出這所另類學校的學校圖像,並分析該校穩健存續的因素。本研究之研究結果如下: 一、本研究分別以「學生學習的制度」和「學校運作的制度」來描繪種籽親子實驗國民小學之學校圖像。前者包含課程學習及生活學習的各項制度,開展出師生自由自主、和諧共融的家校生活;後者敘述親師合作辦學治校,以及攸關教師成長的各項制度,開展出親師互信互賴、共同成長的家校生活。這兩個圖像共同呈現該校特殊的「家校生活」面貌:親師生皆能自在地以其本然面貌所展現的個別性,在學校共同生活。親師生和諧共融、互信互賴的基礎正在於鼓勵個人真實呈現自我的制度與文化。「家校生活」不僅意味著親師生在學校能延續著各自在家庭裡個人化的樣貌,更顯示家庭與學校之間資源互通、成員交流,學校呈現出由一個個學生家庭及教師團成員的家庭所組成的共同體。學校生活能自然融合、連結個人生活的其他面向,個別親師生因而在學校展現出一個個自主自在的完整學習個體的面貌。 二、種籽親子實驗國民小學的內部系統特性及其外部環境關係,如下數端: (一)結構系統呈現低度科層體制特性 (二)討論文化的底蘊是「支持個別差異的開放文化」與「有機體的合作文化」 (三)教師個人系統與家長、學生個人系統彼此協調而互有影響 (四)政治系統顯現個人範疇權力的運用與組織需求的轉化能解決衝突 (五)學校與地方教育主管機關互動良好但疏於經營與所在社區的關係 三、自我組織(self-organization)的組織本質是種籽親子實驗國民小學穩健存續的因素。以內部系統來看,該校的文化系統強韌並與個人系統協調,使其維持低度科層結構並得以化解組織衝突,內部系統顯現調和一致性。以學校組織的整體系統來看,該校是文化系統運作顯著的開放系統,文化系統具自主性的「調節回饋」本質,使學校形成「自我組織」,能因應內部系統與外部環境的擾動或壓力,得以穩健存續。 四、對於種籽親子實驗國民小學的建議: (一)親師生合力建構「種籽學」論述,做為自我改革學校變革的系統性基礎 (二)建立師資培育模式,踐行公共化使命 五、本研究對於國民教育的啟示: (一)朝向彈性的「自我組織」發展,學校更具創新變革能力 (二)建立有利於「自我創化教師」生成的學校環境 (三)親師生共同建構學校信念,形成「信任連結」關係為學校發展基礎 (四)以種籽親子實小的經驗看「實驗教育」的挑戰與因應 1. 「學校評鑑」方式應以協助學校發展為目的,宜更具彈性、因校制宜 2. 主管機關宜促進另類學校與一般學校深度交流或彼此成果分享 3. 種籽親子實驗國民小學的學校運作模式可為偏地小校轉型再生的參考 / This dissertation applies qualitative research method and the “open systems theory” to amplify on an alternative school picture of Seedling Experimental Elementary School, and inquiries the elements on the sustainable development of the alternative school. The results of this dissertation upon the case study on Seedling Experimental Elementary School are as follows. 1. By describing and analyzing the manners and systems of student learning and school operating, this dissertation points out that the school picture of Seedling Experimental Elementary School is home-school life of trustful coupling relationship among parents, teachers, and students. 2. The organizational characteristics of Seedling Experimental Elementary School are as below. (1) It seems as if Seedling Experimental Elementary School is a bureaucratic organization, but just at a modest rate, is not typical bureaucracy. (2) The intrinsic qualities of discussing culture are supporting individual differences and cooperation. (3) The individual systems of parents, teachers, and students are congruent. (4) Invoking individual power and transferring the need for organization can reconcile conflicts in the political system of organization. (5) Seedling Experimental Elementary School has the good relationship with the authorities, but has the aloof relationship with the local community. 3. The innate character of Seedling Experimental Elementary School is “self-organization” that can reconcile the inner systems of the school organization and embrace the challenges or stress come from outer systems. Seedling Experimental Elementary School as a self-organization can be developing steady. 4. This dissertation makes two suggestions to Seedling Experimental Elementary School. First of all, parents, teachers, and students can collectively build the “Seedling knowledge”. Secondly, Seedling Experimental Elementary School can accomplish educational mission for the public by establishing the method and program of teacher education based on “Seedling knowledge”. 5. This dissertation makes some suggestions for national education. (1) The authorities could assist schools to be “self-organization-orientated” school organizations. (2) The authorities could assist schools to cultivate teachers to be “self-creation-orientated” teachers. (3) A school principal could lead parents, teachers, and students to work up the school belief and vision, which may develop trustful coupling relationship that could be the base of school. (4) Three suggestions for experimental education: first, school evaluation for schools which are proceeding with experimental education should be flexible and expediential; secondly, the authorities can boost the communication and promote the cooperation between alternative schools and common schools; finally, the school operating model of Seedling Experimental Elementary School could be the reference and resource for the transformation of small schools in rural.

Esta investigación ha identificado los instrumentos de contabilidad de gestión que los gestores de las organizaciones no lucrativas, y más concretamente de los colegios de economistas de España, utilizan y pueden utilizar como sistemas de información para el control de la gestión y para la mejora de su eficiencia, eficacia y economía. Se han realizado tres estudios empíricos: 1. A los gestores de los colegios de economistas, para conocer situación y nivel de implantación de instrumentos de control de gestión .2. Se ha centrado en el análisis de la situación a nivel también de instrumentos de contabilidad de gestión de determinadas asociaciones inglesas que están destinadas a profesionales que ejercen en especialidades que en España pueden realizar los economistas. 3. A usuarios de los colegios, par ver nivel de calidad de los servicios y actividades que los colegios realizan y los efectos de la profesionalidad múltiple que los caracteriza. / It presents the results of a study about management control in non-profit organizations, focusing on the particular case of the Associations of Economists in Spain. In order to do it, a revision of literature and empirical studies have taken place to find out the implementation and level development of the instruments of management accounting in non-profit organizations. The study has been completed with three empirical studies, first directed to Associations of Economists in Spain, the second to associations from the UK related to the economy and the company, and, third directed to users from an Economists'Professional Association. Moreover, interviews of managers of different Associations from the UK have been made.
