This research aims to better understand the impact of diversity climate, as an organizational climate, on individual employee performance. We use the conceptual framework of Kopelman et al. (1990).However, the concept of diversity climate has been criticized for its conceptual and methodological shortcomings. In a first article, we produce an in-depth literature review (number of studies analyzed = 62), and we propose a reconstruction of diversity climate in three dimensions: intentionality, programming and praxis. We rely on Arthur and Boyles (2007)’s HRM system structure and on Kulik (2014)'s diversity management system components conceptual frameworks. In a second article, we operationalize diversity climate as reconceptualized, developing and validating an 11-item measurement scale at the organizational level. To proceed, we conducted three studies (N=150; N=398; NUnit =11, Nindividual =221) that allowed us to validate the psychometric properties of the scale in terms of reliability and convergent, discriminant, nomological and predictive validity. Finally, in a third article we test our research hypotheses with a final study (Nunit =34; Nindividual =509). Our results show that organizational diversity climate positively influences individual employee performance, and that job satisfaction and affective organizational commitment mediate this relationship. Mediation of normative organizational commitment is inconclusive. Our research has a significant contribution conceptually and methodologically, since it proposes an innovative structural approach and a measure for the study of diversity climate, beyond the dominant paradigms of diversity management. It also offers a strong managerial contribution, providing a taxonomy for diversity climates in organizations and opening up several avenues for practitioners to develop it.

Examining Trauma Exposure, Organizational Climate, and Job Outcomes in Child WelfareRodgers, Shano 01 January 2018 (has links)
Exposure to traumatic situations is routine for child welfare workers in California, and the attrition rate for newly hired social workers in some states is estimated to be nearly 50% in the 1st year of employment. Prior research has indicated that reasons for dissatisfaction included dysfunctional organizational climate and culture. The purpose of this study was to examine the extent to which trauma exposure contributed to secondary traumatic stress and intent to quit and to examine the degree to which organizational climate moderated the exposure among direct service child welfare employees. Kurt Lewin's field theory, Figley's theory of secondary traumatic stress or compassion fatigue, and McCann and Pearlman's constructivist self-development theory were foundational for this study. The research questions determined whether a) trauma exposure to would relate positively with secondary traumatic stress and intent to quit, b) organizational climate would relate negatively with secondary traumatic stress and intent to quit, and c) organizational climate would moderate the relationship between trauma exposure and secondary traumatic stress as well as intent to quit. Pearson correlations indicated that exposure to traumatic situations was statistically related to secondary traumatic stress but not intent to quit, and organizational climate was statistically significant in relation to secondary traumatic stress and intent to quit. Hierarchical regression analysis indicated no interaction effect on either dependent variable but might have approached significance with a larger sample. Positive social change can occur through child welfare organizations emphasizing strategies that can reduce secondary traumatic stress and turnover.

A Study of How the COVID-19 Pandemic Impacts Swedish SMEs’ Internal CommunicationObrovac Sandqvist, Stina, Åberg, Linda January 2021 (has links)
A popular area that has increased in interest within the literature of International Business has lately been devoted to the field of international small and medium-sized enterprises (SMEs). Parallelly, the literature concerning uncertainties and crises has also grown, particularly regarding coronavirus disease 2019 (COVID-19). In todays’ highly volatile and fast- changing business environment, managing a crisis is a task many organizations are used to. However, the subsequent consequences that certain crises entail are crucial for an organization to overcome as well as adapt to and handle for it to survive as an operating mechanism in the world market. The COVID-19 pandemic entails consequences never experienced before, therefore, the importance of researching the phenomenon becomes vital to develop ways for organizations, particularly international SMEs, to cope with the situation. For this reason, this study began by investigating Swedish SMEs, with international connections, with the purpose to discover how internal communication in SMEs occurs as well as how it is impacted by leadership and organizational climate during the COVID-19 pandemic. This study conducted six semi-structured interviews with managers and executives from six Swedish organizations within the industry and manufacturing sector. This thesis generated several interesting findings generating an enriched understanding of how and why internal communication during the COVID- 19 pandemic is important to manage for SMEs. The findings inform that internal communication is perceived as highly important by managers and executives to mitigate uncertainties, create a feeling of trust, and create or keep engagement within the firm. Further uncoverings indicate how leadership and organizational climate impact how internal communication occurs, is perceived, and practiced. In other words, leadership and organizational climate can be assumed to influence internal communication in various levels and are important to be aware of. In conclusion, the study has showcased that during the COVID-19 pandemic, the way that internal communication occurs and how it is impacted by both leadership and organizational climate are, within SMEs, intertwined. Moreover, it seems evident that internal communication, leadership, and organizational climate are, independently and interdependently, affected by the COVID-19 pandemic which, in turn, impact how they interact.

Professionele sosialisering in 'n privaathospitaal : 'n verpleegkundige perspektief / Naomi Louise TaljaardTaljaard, Naomi Louise January 2013 (has links)
The aim of this study was to make recommendations for the facilitation of professional socialization of the newly qualified registered nurse (NQRN) through exploration and description of the NQRN„s experience of professional socialization at a specific private hospital and factors that may contribute to the resignation of bursary holders.
The rationale behind this study was that bursary holders resign before or just after completing their contractual binding. An explorative, descriptive and qualitative research design was used. The sample included al the NQRN who met the inclusive criteria. Data collection was done by the writing of narratives by eight (8) participant‟s and followed with a focus group discussion to confirm the data. The contents was analyzed independently by two coders and three (3) themes and four (4) sub themes where identified. The first theme describes the NQRNs‟ experience of professional socialization and includes the sub themes, organizational climate and accompaniment. The second theme describes the reasons for resignation, namely salary and further study or training. A third theme describes the participants‟ recommendations to management to prevent resignation. The themes were described with relevant research- and subject literature. Each theme was summarized in a conclusion that served as basis for recommendations regarding the facilitation of the NQRNs‟ professional socialization to the private hospital‟s management and training department, as well as recommendations for further research.
The study was concluded with the researcher‟s evaluation of the study, identification of limitations and the researcher‟s reflection on the study. / MCur, North-West University, Potchefstroom Campus, 2014
