The 21'' century business environment can be described in terms of globalisation, intensified competitiveness on a global level, and ever-increasing customer expectations. In the changing nature of the world of work, with its increasing complexity, competition and accelerated pace, the issue of leadership development is critical. Executives are pressured to continuously improve their performance, skills and contribution to the organisation. In the mining industry, executives are experiencing ongoing skill shortage, increased job stress, increased job dissatisfaction and the need to redress social imbalances via affirmative action and accelerated career development. This highlights the need to find effective ways of developing executives. In South Africa more traditional forms of executive development, such as prescribed training programmes, courses and business schools are used. Training programmes, courses and business schools do not address specific individual needs but tend to be more generic in content. Over the course of the last 10 years, executive coaching, an oneon- one intervention with middle and senior managers for the purpose of improving or enhancing management skills has become widely adopted by the corporate community. Executive coaching is one of the fastest growing executive development processes in adult learning. Recent literature in the field of coaching purports the advantages of coaching such as increased performance, job satisfaction, team effectiveness, self awareness, decreased job stress, higher optimism and change management. The objectives of this study were to develop an executive coaching programme and to determine the effect of this programme on the general wellbeing, job characteristics, coping strategies, personality characteristics (both pervasive and situational), work-related wellness, as well as the performance of executives in the mining industry in South Africa. A longitudinal design was used. The participants (n = 29) consisted of General Managers, Mine Overseers and Production Managers from one area in a large mining company in South Africa. The Maslach Burnout Inventory - General Survey (MBI-GS), the Utrecht Work Engagement Scale (UWES), the Life Orientation Test - Revised (LOT-R), the Job Characteristics Survey - Mining (JCM), the Learned Optimism Scale (LOS), the ituational Sense of Coherence Scale (SSOC), the Perceived Wellness Scale (PWS) and a 360" Performance Evaluation Measurement (PEM) were used. The results showed that the xecutive Coaching Programme developed for this study increased the general wellbeing, job characteristics, performance and coping strategies of the executives in the mining industry. The study also found an increase in the situational personality characteristics (situational sense of coherence and learned optimism) after the completion of the coaching programme. Furthermore, the results showed an increase in the positive affective evaluation of work (engagement) (vigour and professional efficacy), as well as a decrease in the negative affective evaluation of work (burnout) (exhaustion and cynicism). In terms of coping strategies passive coping decreased, while problem-focused coping and emotion-focused coping increased. Interestingly, the findings showed an increase in pervasive personality characteristics and a decrease in absorption of executives after completion of the coaching programme. Engineers and scientists have to cope with the challenges of a complex work environment. This study investigated the relationship between burnout, coping and sense of coherence amongst engineers and scientists.
The Maslach Burnout Inventory, COPE and Sense of Coherence questionnaires were used. The study was conducted with 272 engineers and scientists at a global petro-chemical company with its head office based in South Africa.
A theoretical relationship was determined and an empirical investigation provided evidence of such a relationship. This dissertation investigates the relationship between work performance and the sense of coherence, using the salutogenesis approach and the influence of employees' biographical variables on work performance.
The sense of coherence construct is discussed and conceptualised in terms of its comprehensibility, manageability and meaningfulness. Similarly, work performance is discussed and conceptualised in terms of its dimensions and dynamics. The integration of the literature study characteristics such as the cognitive, affective, conative and interpersonal characteristics were discussed.
The research was conducted among 80 employees at a banking institution. The quality of life questionnaire and performance appraisal ratings were used. The relationship between biographical variables such as age, marital status, gender, qualifications, tenure, functional department and work performance were investigated. The results confirmed the empirical investigation that there was not a significant relationship between work performance and SOC. However, a significant relationship was found between job category and work performance, and between age and work performance.
Finally, recommendations made for future research included using a bigger sample size in order to improve the generalisation of the findings to other organisational environments, and to further determine the relationship between other aspects of work performance (not just the KPAs) such as the human attributes of work performance and SOC. / Industrial and Organisational Psychology / M.A. (Industrial and Organisational Psychology)

Sense of coherence, work engagement and organisational commitment within an automotive development institutionPillay, Kogie 10 1900 (has links)
This research explores the relationship between sense of coherence, work engagement and organisational commitment in an automotive development institution in South Africa. The study was conducted through quantitative research. The study used the Orientation to Life Questionnaire (OLQ) to measure sense of coherence, the Utrecht Work Engagement Scale (UWES) to measure work engagement and the Organisational Commitment Scale (OCS) to measure organisational commitment. A biographical questionnaire was also used. The questionnaires were administered to a sample of 46 employees, 37 of whom were based in the company’s Pretoria office and nine at their Eastern Cape office. In view of the fact that the sample was small, 100 % of the population was included in the study. A theoretical relationship between the constructs was determined and an empirical study provided evidence of the degree of relationship that existed between them. The results reveal significant relationships to exist between some sub-scales, however, statistical significance could not be reached for some correlations. / Psychology / M. Admin. Burnout can occur in any occupation and is a risk in the modern world of work. The objective of the study was to investigate how burnout, coping and sense of coherence are related and influence each other in an engineering environment. A Cross-sectional survey design was used in this descriptive study. The convenience sample consisted of 118 engineers and scientists at various levels in a global engineering organisation that is based in South Africa.
The Maslach Burnout Inventory (MBI), Coping Orientations to the Problems Experienced (COPE) and Sense of Coherence (SOC) questionnaires were administered for this quantitative study. A theoretical relationship was proved by means of a literature study and an empirical relationship proved that there is indeed a relationship between the constructs and that focus and venting of emotions as well as SOC are predictors of emotional exhaustion and cynicism. I denna kvalitativa studie undersöks positiva aspekter av att vara verksam inom socialt arbete, hur erfarna socialarbetare beskriver sina drivkrafter och vilka faktorer som påverkar välbefinnande i arbetet. Intervjuer gjordes med fem socialarbetare som arbetat inom yrket i 30 år eller mer. Intervjumaterialet analyserades utifrån Antonovskys teori känsla av sammanhang (KASAM) och begreppen begriplighet, hanterbarhet och meningsfullhet. Under analysen framkom några områden som centrala för syftet. Dessa handlade om en god atmosfär på arbetsplatsen och i arbetsgruppen, relationer med klienten, vikten av humor, rörlighet som strategi samt hur påfrestning kan vändas till drivkraft. Resultaten visade att påfrestningar som en socialarbetare möter utgör en viktig del för att känna drivkraft och meningsfullhet i arbetet. Viktigt för att känna välbefinnande är en god arbetsgrupp, en god atmosfär på arbetsplatsen och relationer med klienter. / In this qualitative study, the positive aspects of social work and how experienced social workers describe their motivation and well-being, are examined. Five experienced social workers, who all had worked for 30 years or more, were interviewed. The theory Sense of coherence (SOC) by Antonovsky, and the constructs comprehensibility, manageability and meaningfulness, were used to analyze the material from the interviews. During the analysis a few themes appeared to be of more importance for the purpose of the study. These were: a good atmosphere at the workplace and among colleagues, relations with clients, the importance of humor, mobility as a strategy and how stress can be turned into motivation. The results showed that the stress the social worker meets, is a significant source for the ability to be motivated and feel meaningfulness in social work. A good atmosphere at the workplace and among colleagues and good relations with clients were of importance for a sense of well-being among the social workers in the present study.
