Selfaktualisering as voorspeller van bestuursukses

Text in Afrikaans / Hierdie navorsing handel oor selfaktualisering as voorspeller van bestuursukses. In die literatuuroorsig is bestuursukses as afhanklike veranderlike en selfaktualisering as onafhanklike veranderlike binne die humanistiese paradigma gekonseptualiseer en geoperasionaliseer. Die persoonlikheidskenmerke verwant aan die veranderlikes is bepaal en geintegreer. Die empiriese ondersoek is binne die funksionalistiese paradigma aangebied. Die gekose meetinstrumente, naamlik die Bestuursvaardigheidsinventaris vir die meet van bestuursukses en die Persoonlike Orientasie-inventaris vir die meet van selfaktualisering is op 'n ewekansige steekproef van 51 middelvlakbestuurders afgeneem. Die betroubaarheid van die Bestuursvaardigheids- inventaris is met behulp van die "Cronbach Alpha Coeffisient"- metode bepaal. Om te bepaal of selfaktualisering 'n voorspeller van bestuursukses is, is stapsgewyse regressieontledings gedoen. Die resultate dui daarop dat die ondersteuningsratio (innerlike orientasie) bestuursukses beduidend voorspel, sowel as 12 van die 18 kenmerke eie aan bestuursukses onderskeidelik. / This research deals with self-actualization as predictor of management success. In the literature review, management success as the dependent variable and self-actualization as independent variable, is conceptualized and operationalized within the humanistic paradigm. The personality chracteristics inhirent in the variables were determined and integrated. The empirical investigation is presented within the functionalistic paradigm. The chosen measuring instruments, namely the Management Skills Inventory for the measurement of management success and the Personal Orientation Inventory for the measurement of self-actualization were administrated by means of random sampling to 51 middle level managers. The reliability qf the Management Skills Inventory was determined by means of the "Cronbach Alpha CoEHfisient"- method. To determine if selfactualization is a predictor of Management Success, stepwise regression analysis was done. The results indicate that the support ratio (inner directedness) predicts management success significantly, as well as 12 of the 18 personality characteristics inherent in management success, respectively. / Psychology / M.A. (Industrial Psychology)

The dimensional and humanistic personality theories were used to describe personality and self-actualisation while supervisory skills were explained in the context of management psychology. A psychometric battery was compiled consisting of three instruments to evaluate personality (16 PF Questionnaire). self-actualisation (Personality Orientation Questionnaire). and supervisory skills (In-basket Exercise) respectively. In this research supervisory success is the dependent variable. and personality, self-actualisation and supervisory skills the independent variables. The psychometric battery were used to determines if any correlation exists between: a) personality, self-actualisation and supervisory skills b) personality, self-actualisation and supervisory skills. and performance. c) personality, self-actualisation and supervisory skills combined and performance through the formulation of statistical combinations. The results were provided. interpreted and discussed. Die stand punt word gehuldig dat bestuurders wat reeds hoer vlakke van selfaktualisering bereik het oor die persoonlikheidskenmerke (intrapersoonlike, interpersoonlike en werkskenmerke) beskik wat tot bestuursukses lei. Hierdie standpunt, wat gegrond is op die uitgangspunte van die humanistiese benadering, is nog nie in finansiele instellings nagevors nie. Uit die statistiese analise (meervoudigeregressie-analise) blyk dit dat 15 klassifikasieveranderlikes met bestuursukses verband hou. Die meervoudige korrelasie R (aangepas vir getal gevalle en getal klassifikasieveranderlikes) is gelyk aan 0,54. Daar is dus in hierdie navorsing 'n verband gevind tussen die konsepte selfaktualisering en bestuursukses soos gemeet by bestuurders van 'n finansiele instelling. Verskeie klassifikasieveranderlikes toon 'n paraboliese verband met bestuursukses. Dit dui daarop dat 'n relatiewe aanwesigheid of sterkte van spesifieke persoonlikheidskenmerke noodsaaklik is vir bestuursukses. lndien 'n sekere optimale punt egter oorskry word, het dit 'n nadelige effek op bestuursukses. Die gevolgtrekking word gemaak dat die evalueringstegnieke en psigometriese instrumente wat in hierdie navorsing gebruik is en wat 'n verband (reglynig of parabolies) met bestuursukses getoon het, binne die finansiele instelling gebruik kan word om bestuurders met bestuurspotensiaal te identifiseer. Aanbevelings is ten opsigte van die gebruikswaarde van die konsep selfaktualisering vir die praktyk en vir verdere navorsing geformuleer. / This thesis examines the self-actualisation approach to management success within a financial institution. The premise is that managers who have already reached high levels of self-actualisation possess the personality traits (intrapersonal, interpersonal and work traits) that lead to management success. This premise, which is based on the points of view of the humanistic approach, has not yet been researched in a financial institution. The following literature objectives were achieved in this research: - An integrated view of the major humanistic personality theories, which serve as metatheoretic framework for this research, has been compiled. - The concept of self-actualisation has been defined and the personality traits of the self-actualising person identified. - The concept of management success has been defined and the personality traits of the successful manager identified. - Measurable management success criteria as well as measuring instruments for measuring these criteria have been identified. A psychometric test battery has been compiled from the General Health Questionnaire, Mental Alertness Test, Sixteen Personality Factor Questionnaire, Personal Orientation Questionnaire, Rotter Questionnaire, HSRC Case Study Technique and Decision-making Questionnaire and the Biographical Questionnaire. These measuring instruments were used as classification variables to measure the measurable components of the selj-actualisation construct among managers of a financial institution. Management success, as a criterion variable, was measured using the performance management evaluation and employee effectiveness questionnaires. From the statistical analysis (multiple-regression analysis) it is evident that 15 classification variables relate to management success. The multiple correlation R (adjusted for number of cases and number of classification variables) equals 0,54. A relation has therefore been found in this research between the concepts of selfactualisation and management success as measured in managers of a financial institution. Several classification variables show a parabolic relation to management success. This indicates that a relative presence or strength of specific personality traits is essential for management success. However, when a certain optimal point is exceeded, this has a detrimental effect on management success. The conclusion is reached that the evaluation techniques and psychometric instruments used in this research, which showed a relation (whether rectilineal or parabolic) with management success, may be employed at a financial institution to identify managers with management potential. Psychotherapist development of trainee and qualified psychologists within the South African context : a qualitative study

This qualitative study aimed to trace the psychotherapeutic development of clinical and counselling psychologists across the careerspan within the South African context. Through purposive sampling 34 psychologists were recruited according to the inclusion criteria of the study. Five distinct career levels were explored, namely, student (n=10), intern (n=7), early career (n=7), experienced (n=5), and senior (n=5) psychologists in relation to the Society of Psychotherapy Research’s international model of psychotherapist development. By means of semi-structured interviews, couched in the social constructionist position, participants’ experiences were thematically analysed from over 600 pages of transcription. Additionally, the researcher’s personal journey of developing as a psychotherapist was reflected upon. The current study found that a number of aspects fostered the development of psychotherapists. Participants reflected on personal and familial wounding events that influenced them choosing a career as a psychologist; this awareness was gradual over their development. Across theoretical orientations, participants resisted adhering to one way of working in light of the diverse South African context. However, the need to limit the number of theoretical orientations taught within the first months of training was proposed. Professional sources of influence highlighted by participants were personal therapy and peer supervision or reading groups. Qualified professionals to a lesser extent made use of individual supervision which when pursued needed to be a ‘felt’ collaboration. Participants found as they developed they became more comfortable being a psychotherapist however the complexity of cases still kept them humble. Limitations of the study, potential future research directions as well as recommendations for practicing clinical and counselling psychology were outlined. / Psychology / Ph. D. (Psychology)

Wrestling heart : the autoethnographic faith journey of a developing psychologist

This autoethnography tells the story of my faith journey with a special focus on my years as a Catholic seminarian and the change towards embarking on a career as a clinical psychologist. Pertinent childhood experiences are also shared to contextualise my story. The narrative, “Wrestling Heart”, is the centre and the produced data of this autoethnography. As an “evocative” narrative, it independently seeks to fulfil many of the goals of an autoethnography, such as being therapeutic for both writer and readers, and imbuing culture with critical thinking. The sharing of the narrative is augmented with a thematic analysis of it and Carl Rogers’ Person-Centred Approach is mainly used to comprehend the gleaned themes. The movement towards a comprehension of my experience is consistent with the philosophical foundation of this study: phenomenology. It is envisaged that the utility of this study lies primarily in its interrogation of the relationship between religion and mental health, its in-depth depiction of an individual grappling with their faith in relation to mental health, and the way in which the writing of this autoethnography therapeutically fostered greater congruence for me the writer, as I prepare to work as a clinical psychologist. / Psychology / M.A. (Clinical Psychology)

Examining the feedback environment and accountability in informal performance management systems

Indiana University-Purdue University Indianapolis (IUPUI) / Improving performance management is a high priority for many organizations that want to improve the performance of their employees. Recently, researchers have focused on the social context to promote behavioral change, and have created new scales to examine context, such as the feedback environment. The current study examined internal and external accountability as mediators of the relationship between the feedback environment and developmental behaviors. Participants each completed three scales measuring the feedback environment, internal and external accountability, and developmental behaviors. Results suggested that internal and external accountability both mediate the relationship between the feedback environment and developmental behaviors, but neither is a stronger mediator than the other. In addition, internal and external accountability both mediate the relationship between each component of the feedback environment and developmental behaviors, but again neither is a stronger mediator than the other. This study contributed to the literature on performance management, and emphasized the importance of training supervisors to use the feedback environment to increase perceptions of accountability for employees.

Labels are still used by professionals to describe differences and abnormalities in behaviour and academic skills. The label `learning disability' has advantages and disadvantages in terms of the different ways it is interpreted and experienced by society, teachers, parents and the child himself. The mother, as an important person in the child's life, has perceptions and experiences of the concept that she communicates to others. The perception and meaning that the mother attaches to the label impacts on her thoughts, words and behaviour and on the child himself. The aim of the study was to investigate the mother's perception, experience and handling of her child's label of learning disability. The research took the form of a qualitative analysis where data was collected using interviews. From the empirical study it would seem that the mother's interpretation, experience and involvement in the labeling of learning disability has an influence on the learner's perception of his learning disability and whether he internalized the label and behaves accordingly. Ubuntu in action : towards the empowerment of state-appointed social workers in the Limpopo Province

Poverty, violence, unemployment, the high rate of HIV/Aids and a lack of resources are some of the issues the South African government is currently trying to address. Victims of crime and violence have special needs that require early intervention. Studies show that if left unattended, victims may show maladjustment in their social, marital and work environments; receiving assistance and support following victimisation therefore holds many benefits for the victim. The Victim Empowerment Programme (VEP) announced by government as part of the National Crime Prevention Strategy is meant to address these needs. The VEP is a comprehensive, multifaceted, intersectoral model that brings together integrated service delivery for victims of crime and violence. One of the mandates of the Department of Social Development as the lead department of the VEP is to provide services that empower and meet the needs of communities and individuals who are considered victims. This study seeks to justify why it is beneficial to use a participatory learning approach when designing and conducting „in-service‟ continuing professional development training courses for state-appointed social workers working within the field of victim empowerment (VE) in South Africa. It also advocates for the theoretical approaches of experiential problem-based learning and psychosocial empowerment, and discusses the use of a crossover of theories from the different disciplines of mainstream psychology, community psychology and social work. The vision of a new South Africa based on post-1994 ANC government policies is outlined and the history of the field of socio-economic development and community development is discussed. Mainstream psychology‟s contribution to community development, and the tenets of community psychology, participation and empowerment, are applied in the design of an „in-service‟ short course. The primary focus of the study is on the range of skills and abilities needed to initiate and maintain successful VE services. These include the following: skills in group process facilitation; skills in intersectoral collaboration (referral and networking) with other governmental departments and other healthcare professionals; knowing how to establish and maintain forums; an understanding of the principles and tools of participatory learning and action; skills required for designing, organising and presenting workshops; project management, and the monitoring and evaluation of VE projects. This study elucidates how critical the „in-service‟ training of VE social workers is within the new social development paradigm in South Africa, and offers key considerations and recommendations regarding future „in-service‟ training programmes/short courses for state-employed social workers involved in VE services. / Psychology / D. Exploring FLOW in retirement

This explorative study originated from the researcher’s personal encounters with “disappointment, regret and purposelessness” in retirement. The aim of this research study is thus exploring what the opposite of these negative sentiments, namely “successful” aging or "successful" adaptation to retirement could constitute and, most importantly, the role of FLOW therein. Initial indications are that FLOW could play a key role in “successful” retirement. Another focus has been to explore whether and how retirees with post-matric qualifications or training could redeploy their accumulated expertise in the post-retirement years. Various models of social entrepreneurship, ranging from voluntary work to paid work, were found to enhance successful adaptation to retirement, addressing society’s needs at the same time. In this qualitative research study, I have followed a case study approach, interviewing nine participants, whose results were analysed individually and then integrated in a comparative fashion to answer the research questions. / Psychology / M.A. (Psychology)
