The relationship between job satisfaction and organisational justice among academic employees in agricultural colleges in South Africa.

<p>In an attempt to make South Africa a more just society after the first democratic elections on 27 April 1994, the South African society had to undergo a number of radical changes which impacted the social, economical, political and educational arena. These changes have influenced recruitment, retention and turnover. Changes at leadership levels in the private and public sphere coupled with a huge exodus of highly skilled professionals are evident as topics of equality and social justice appear at the top of company agendas. Many proponents have conducted research on organisational justice and the fact that more than twenty five thousand articles have been published on job satisfaction attest to the importance of these two variables on organisational performance. In an article examining past, present and future states of organisational justice it is argued that organisational justice has the potential to explain many organisational behavioural outcome variables. An investigation of the relationship between organisational justice perceptions and work behavior found job satisfaction to be made up of a large fairness component. The rationale behind the support for the study is the argument that employees who perceive that they have been fairly treated is likely to hold positive attitudes about their work, their work outcomes and their managers. If South African organisations wish to remain competitive then organisations need to understand how perceptions of justice influence attitudes and behaviour and consequently affect the success of the organisation. Agricultural Colleges, a division of the Department of Agriculture are no exception. The Agricultural Colleges' primary aim is to provide training to its prospective communities, and is continuously being evaluated in terms of how well its academic employees achieve its vision, mission and goals. It is evident from responses to job advertisements, low morale and high turnover that most of the academic employees in Agricultural Colleges are dissatisfied with their jobs, pay, management and the institutions based on their current salary. Attracting, recruiting and retraining highly skilled, internationally marketable and mobile employees are critical factors in determining the present and future success in agricultural training in South Africa. Limited research to examine the effects of organisational justice on organisational outcomes in an environment where the workforce consists of academics is the gap this research attempts to fill. This study is designed to assess the impact of organisational justice on job satisfaction of academic employees in agricultural colleges in South Africa. Also, to determine whether biographical values influence the relationship between organisational justice and job satisfaction.</p>

THE IMPACT OF POSITIVE PSYCHOLOGICAL CAPACITIES AND POSITIVE EMOTIONS OF FRONTLINE EMPLOYEES ON CUSTOMER PERCEPTIONS OF SERVICE RECOVERY

There has been considerable research interest in the nature of service failure and recovery over the past few decades. In this context, the role of frontline service employees has emerged as a crucial factor in successful service recovery. Interestingly, while management and organizational behaviour literatures have looked at the favorable influence positive psychological capacities (optimism, hope, self-efficacy, and resilience) have on employee performance, this literature has not yet been used to shed light on how such capacities in frontline service employees might impact service recovery. By bringing this literature into the service recovery context, this research aims to examine how, and to what extent, these internal positive psychological capacities in frontline employees affect service recovery and complaint handling. Using emotion contagion theory, the broaden-and-build theory of positive emotions, the theory of cognitive appraisal, and justice theory, the study develops a number of hypothesized relationships, centered on the proposition that employee positive psychological capacities influence service recovery and complaint handling through both an emotional and a behavioral path. Specifically, it is posited that frontline employee positive emotions influence customer perceived interactional justice through the emotional path, while the behavioral path influences frontline employee problem solving, thus influencing customer perceived distributive and procedural justice. Data to examine these questions was collected using two studies. The first, based on a survey of service providers, investigates the influence of positive psychological capacities on positive emotions and problem solving competencies of frontline employees. The second uses an experimental design with service customers as subjects, investigating the influence of employee problem solving levels and positive emotions on customer perceptions of justice. Data analysis supports both paths with a stronger influence for the behavioural paths. The study brings new insight to service managers and service recovery.

[pt] Esta pesquisa teve como objetivo investigar a influência das relações entre líderes e liderados sobre a percepção de Justiça Interacional e esta sobre o Julgamento de Retaliação Organizacional, bem como o papel da Identificação Organizacional, da Desidentificação e da Identificação Ambivalente como mecanismos moderadores desta dimensão perceptiva e de julgamentos sobre comportamentos retaliativos. Trata-se de um estudo de natureza quantitativa, que buscou explorar os modelos e analisar as hipóteses propostas. Foram realizadas regressões múltiplas utilizando-se as diferentes variáveis dependentes, objetos do estudo. A pesquisa foi realizada em duas organizações pertencentes aos setores comercial e de saúde, contando com um quadro amostral significativo. Os resultados indicaram que, em ambas as organizações, confirmou-se a associação entre a Relação Líder-Seguidor e Justiça Interacional. Não foi possível confirmar a associação entre a Relação Líder-Seguidor e o Julgamento de Retaliação Organizacional. Além disso, como um achado desta pesquisa, a Identificação Organizacional foi mais significante na predição do Julgamento de Retaliação Organizacional como uma variável independente do que como um dos moderadores da associação entre a Justiça Interacional e o Julgamento de Retaliação Organizacional. / [en] This research aimed to investigate the influence of the Leader-Follower Relationship on Interactional Justice and, through the possibilities of Organizational Identification, Disidentification and Ambivalent Identification, the influence of this perception of justice on the Judgment of Organizational Retaliation. It is a quantitative study, which sought to explore the models and analyze the proposed hypotheses. Multiple regressions were performed considering different dependent variables, objects of the study. The research was carried out in two organizations belonging to the commercial and health sectors, with a significant sampling frame. The results indicated that, in both organizations, the association between the Leader-Follower Relationship and Interactional Justice was confirmed; but it was not possible to confirm the association between the Leader-Follower Relationship and the Organizational Retaliation Judgment. As a finding of this research, the Organizational Identification was more significant in the prediction of the Organizational Retaliation Judgment as an independent variable than as one of the moderators of the association between Interactional Justice and the Organizational Retaliation Judgment.

The influence of procedural, distributive and interactional justice on job satisfaction among members of the South African Police Academy: Thabong.

A critical function of the South African Police Service (SAPS) is to ensure that the inhabitants of South Africa are safe. Members of the SAPS need to be committed and have a high morale to ensure that the vision of the SAPS is fulfilled. This study advocates the application of the equity theory. People prefer to work in an environment that is perceived as just. Employees will experience satisfaction with their job in terms of equity when the equity theory is applied. However, inequity will lead to tension at the workplace. In order for the officers as employees of the SAPS to function effectively, it is essential for the SAPS to ensure that their employees are satisfied. In this study, a quantitative approach was applied to gain an understanding of the influence of organisational justice (OJ) dimensions (PJ, DJ, IJ) on job satisfaction (JS). This involved administering questionnaires to 234 employees who were attending management courses at the SAPS Academy, Thabong in the northern Free State province of South Africa. Two primary tests were used to assess the suitability of the data for factor analysis. These tests are the Kaiser-Meyer Olkin (KMO) measure of sampling adequacy and Bartlett’s test of sphericity. The Pearson correlation coefficient was used to examine the correlations among the constructs. A means analysis was conducted to assess the perceptions of the employees in respect of PJ, DJ, IJ and JS. Multiple regression analysis was executed to examine whether the independent variables of PJ, DJ and IJ predict the dependent variable JS. The Cronbach alpha coefficient test provided an adequate indication of reliability of the instrument. Face/ content, construct and convergent validity methods were applied to establish validity of the study. A positive relationship between the OJ and JS was found in this study. The SAPS will be able to improve the JS levels of SAPS officers by making positive improvements when applying OJ to influence the various elements of JS identified in this study. This will effectively enable SAPS officers to meet the challenge of providing improved service. The proper implementation of OJ will ultimately lead to the organisations success as well as the progression of its employees. Since the SAPS depends on human resources, the organisation is required to assess the current OJ practices and create a working environment that stimulates and motivates employees so that their JS levels increase. The recommendations proposed for this study offer vital information on OJ practices that could assist the SAPS to improve the perceptions of employees. Accordingly, the application can improve employees’ low morale resulting from unfairness and injustice, thereby increasing the JS levels amongst employees. The findings of the research may generate guidelines for OJ practices. Recommendations include a systematic and transparent reward system that recognises employees’ excellent performance and rewards them accordingly. Another recommendation is the creation of a well-structured consultative forum to grant employees an opportunity to provide management with their perceptions of unfair practices. Future research should extend to other sectors within the public sector environment, as well as expanding the research to include several other JS elements.

A critical function of the administrative staff at a university of technology is to ensure that all students and other staff members are assisted as effectively and efficiently as possible. Administrative staff at a university of technology in South Africa needs to be committed and have a high morale to ensure that the vision of the University of Technology is fulfilled. This study promotes the application of the Equity Theory. People prefer to work in an environment that is perceived as just. Employees will experience satisfaction with their job in terms of Equity when the Equity Theory is applied fairly. However, inequity will lead to tension at the workplace. In order for the administrative staff at a university of technology in South Africa to function effectively, it is essential for a university of technology to ensure that their administrative staff is satisfied. In this study, a quantitative approach was undertaken to gain an understanding of the perception of organisational justice and its dimensions on job satisfaction. This involved distributing questionnaires to 200 administrative staff at a university of technology in South Africa. Similar to other companies, the selected railway company depends on its employees as a crucial resource to execute duties aimed at the realisation of its objectives. For the company to remain successful, its employees must have positive behaviours and attitudes and have the ability to work in a fair and just environment. Organisational justice, as an indicator of a fair and just work environment, and organisational citizenship behaviour, influence work-related behaviours and attitudes and are critical for the smooth operation of any organisation. Currently, the railway company seems to have a high number of reported incidents relating to organisational citizenship behaviour including misconduct, disciplinary, criminal and/or civil action. This might be an outcome of employee perceptions of organisational justice. This study examines the relationship between organisational justice and organisational citizenship behaviour for the first time in the rail industry in South Africa. Drawing on the Social Exchange Theory, the primary aim of this study is to investigate employees’ perceptions of organisational justice and their effects on organisational citizenship behaviour in a railway company in Johannesburg, Gauteng. The study adopted a deductive research approach and a quantitative method was used to collect data. Utilising a structured questionnaire, respondents were solicited to provide their demographic variables and their responses to four different measurement scales, namely procedural justice, distributive justice, interactional justice and organisational citizenship behaviour using a seven-point Likert scale ranging from 1=strongly disagree to 7=strongly agree. Using convenience sampling, questionnaires were distributed to 400 identified employees of the railway company in Johannesburg, Gauteng. A total of 378 questionnaires were returned and this constituted the sample size of the study. The Spearman’s rho correlation coefficient was used to find the strength of relationships with the use of the Statistical Package for Social Sciences (SPSS) version 25.0. To assess the employees' perceptions of organisational justice, their levels of organisational citizenship behaviour and the relationship between the constructs, descriptive statistical analysis, correlation and regression analysis were used. Based on the findings, the results of the correlation analysis revealed no significant relationships between all three dimensions of organisational justice (procedural justice, distributive justice, interactional justice) and organisational citizenship behaviour. Regression analysis also resulted in no predictive relationships between organisational justice and organisational citizenship behaviour. Evidence indicates that the fairness of distribution, procedures and interactions are not the key contributors in affecting the level of organisational citizenship behaviour of employees at the railway company. The study makes various recommendations including that management should treat employees fairly and equally and apply fair decision-making processes with fair outcomes. Additionally, to improve, increase and keep the standard of OCB, an organisational policy on organisational justice should be in place, which must constantly be updated. Research on OJ and OCB is still limited, particularly in the field of rail transport, as this study is the first and only study that has been conducted in South Africa. This represents an opportunity for academics and labour relations practitioners to further engage in research on antecedents and outcomes of organisational behaviour in the railway industry.

Is there more to restorative justice than mere compliance to procedural justice? : a qualitative reflection from the victims' point of view

Une multitude de recherches évaluatives ont démontré que les victimes de crime, qu’elles soient victimes d’un crime contre les biens ou contre la personne, apprécient l’approche réparatrice. Cependant, nous sommes toujours à la recherche des facteurs théoriques qui expliqueraient la satisfaction des victimes en ce qui concerne leur expérience avec les interventions réparatrices. La recherche décrite dans cette thèse concerne l’exploration des facteurs contribuant à la satisfaction des victimes de crime avec l’approche réparatrice ainsi que ses liens avec la théorie de justice procédurale. Selon la théorie de justice procédurale, la perception de justice n’est pas uniquement associée à l’appréciation du résultat d’une intervention, mais également à l’appréciation de la procédure, et que la procédure et le résultat peuvent être évalués de façon indépendante. Les procédures qui privilégient la confiance, la neutralité et le respect, ainsi que la participation et la voix des parties sont plus appréciées. Notre objectif de recherche était d’explorer l’analogie entre l’appréciation de la justice réparatrice et le concept de justice procédurale. En outre, nous avons voulu déterminer si la justice réparatrice surpasse, en termes de satisfaction, ceux prévus par la théorie de justice procédurale. Nous avons également examiné la différence dans l’appréciation de l’approche réparatrice selon le moment de l’application, soit avant ou après adjudication pénale. Ainsi, nous avons exploré le rôle d’une décision judiciaire dans l’évaluation de l’approche réparatrice. Pour répondre à nos objectifs de recherche, nous avons consulté des victimes de crime violent au sujet de leur expérience avec l’approche réparatrice. Nous avons mené des entrevues semi-directives avec des victimes de crime violent qui ont participé à une médiation auteur-victime, à une concertation réparatrice en groupe ou aux rencontres détenus-victimes au Canada (N=13) et en Belgique (N=21). Dans cet échantillon, 14 répondants ont participé à une intervention réparatrice avant adjudication judiciaire et 14 après adjudication. Nous avons observé que l’approche réparatrice semble être en analogie avec la théorie de justice procédurale. D’ailleurs, l’approche réparatrice dépasse les prémisses de la justice procédurale en étant flexible, en offrant de l’aide, en se concentrant sur le dialogue et en permettant d’aborder des raisons altruistes. Finalement, le moment de l’application, soit avant ou après adjudication, ne semble pas affecter l’appréciation des interventions réparatrices. Néanmoins, le rôle attribué à l’intervention réparatrice ainsi que l’effet sur l’évaluation du système judiciaire diffèrent selon le moment d’application. Les victimes suggèrent de continuer à développer l’approche réparatrice en tant que complément aux procédures judiciaires, plutôt qu’en tant que mesure alternative. Les témoignages des victimes servent la cause de l’offre réparatrice aux victimes de crime violent. L’offre réparatrice pourrait aussi être élargie aux différentes phases du système judiciaire. Cependant, la préférence pour l’approche réparatrice comme complément aux procédures judiciaires implique la nécessité d’investir également dans la capacité du système judiciaire de répondre aux besoins des victimes, tant sur le plan de la procédure que sur le plan du traitement par les autorités judiciaires. / Multiple evaluative studies have demonstrated that victims of crime, irrespective of the type of crime, are satisfied with their participation in a restorative intervention. However, the theoretical explanation for victim satisfaction with restorative practices has, until recently, remained largely neglected. The research presented in this dissertation concerns the exploration of factors contributing to victim satisfaction with the restorative approach and their relation to the procedural justice theory. The theory of procedural justice predicts that the perception of fairness is not only related to the favourability of the outcome but also to the appreciation of certain procedural factors and that a procedure can be assessed irrespective of its outcome. Procedures in which authorities are perceived as trustworthy, neutral and respectful and in which disputants feel involved are more appreciated and perceived as fair. Our research objective is to verify whether victims’ appreciation of restorative justice complies with the procedural justice model. In other words, does the procedural justice theory explain victim satisfaction with the restorative approach or is there more to restorative justice than procedural justice? We also examined the appreciation of the restorative approach relative to its timing in the criminal justice proceedings, i.e. before and after penal adjudication. As such we could observe whether the absence or availability of a judicial decision colours victims’ evaluation of restorative justice. In search of parallels between the theory of restorative justice and procedural justice, we consulted victims of violent crime about their experiences with the restorative approach. Semi-directive interviews were conducted with victims of violent crime who had participated in victim-offender mediation, family group conference or victim-offender encounters in Canada (N=13) and in Belgium (N=21). Of these, 14 respondents participated in the restorative intervention before adjudication and 14 after judicial adjudication. We found that the restorative approach complies very well with the procedural justice model. However, it also exceeds the procedural justice model in being flexible, providing care, centring on dialogue and permitting prosocial justice motives to be addressed. Finally, the appreciation for restorative interventions is positive both when it is used before and after adjudication. Whether restorative justice precedes or follows adjudication is, however, related to victims’ satisfaction with the criminal justice system. Victims who participated in a restorative intervention after adjudication were generally dissatisfied with the criminal justice proceedings, while victims who participated prior to adjudication were generally satisfied with the criminal justice system. Moreover, victims appreciate the complementary nature of the restorative approach in relation to the judicial proceedings. The findings suggest that restorative justice is appropriate in cases of violent crime and as such that restorative justice should be made more available to victims of violence both prior and after adjudication. Nevertheless, because of its complementary nature, investment in the capacity of the criminal justice system to better respond to victims’ procedural and interactional needs is also required.

Investigating the influence of manager behaviour on the turnover intentions of employees in the mining industry / Juná Bothma

The objective of this study was to investigate the influence of manager behaviour on the turnover intentions of employees with scarce and critical skills in the mining industry. A cross-sectional survey design was used. A purposive sample (n = 505) was used to collect the data at a platinum operation. Questionnaires were given to employees with scarce and critical skills who fall within the C1 - D1 Patterson level range. Cronbach alpha coefficients were used to assess the reliability and validity of the measuring instruments. All the factors relating to manager's behaviour proved reliable, with the exception of feedback, and recommendations were made to improve the reliability of this specific scale. Results indicated statistically significant relationships between job satisfaction, recognition, feedback, communication from the manager and supervisor support, while a lack of job satisfaction, recognition, feedback, communication from the manager and supervisor support could be applied to predict turnover intentions of employees with scarce and critical skills. The moderating effect of supervisor social support between levels of recognition and turnover intention was supported. Based on the results obtained, conclusions were made after which recommendations were made for future research. / Thesis (M.Com.
