Meaning in work : the development, implementation and evaluation of a logotherapy intervention in a higher education institution

Over the past five decades, universities across the globe have been subjected to powerful forces of change that have impacted their definition, governance and funding structures, and managerial practices. In South Africa, the reform process was amplified by the country’s apartheid legacy and the political and socio-economic realities. Consequently, the transformation has resulted in the corporatisation of universities and the re-engineering of the academic profession into a managed profession that brought about a changed work environment with less secure conditions of employment, more expectations and increased work pressure, with diminished autonomy. The changed and changing South African higher education environment has had and continues to have its effects on academic employees’ well-being, health and morale. Limited research has investigated the sense of purpose and meaning and psychological health of academic employees. Moreover, there is an absence of empirical studies that have reported on the development and evaluation of a brief group-based meaning-centred intervention that focuses on both the sense of purpose and meaning, and psychological health of academic employees. The primary aim of the study was to first explore the meaning and/or meaning frustration embedded in the academic employee experience, in order to develop and empirically assess a brief group-based meaning-centred intervention in a higher education setting. The intervention was articulated from a logotherapy perspective of Viktor Frankl’s system of psychotherapy. An intervention mixed methods design, consisting of four interdependent phases, was used to pursue the aim of the study. The phase one qualitative single case study was used to explore and describe the sense of meaning and/or meaning frustration embedded in academic employees’ experiences. This was used as a means of developing and supporting the intervention that was implemented in the phase three quantitative quasi- experimental single-group pre/post test study. Phase two was thus an applied phase where the intentional mixing of the qualitative and quantitative phases took place. Likewise, phase four was an applied phase since it was used to draw conclusions based on the integration of the phase one findings and the phase three results. The results of the quantitative study indicated that the majority of academic employees who participated in the study had a sense of definite purpose and meaning (MPIL-post = 114.59, SDPIL-post = 18.04) and psychological health, despite the changed and changing HE landscape. The main finding suggests that a logotherapy brief group-based intervention, with a strong cognitive restructuring component, may have a positive impact on the sense of purpose and meaning of academic employees, whilst reducing the presence of symptoms of depression, post traumatic stress, binge eating and panic. The experience of purpose and meaning in work, and adaptive psychological coping, was related to academic employees’ sense of making a difference in students’ development, the appreciation they have received from students, their freedom of choice, their view of work as a calling, the unique benefits of working in HE, meaning beyond the meaning in the moment (ultimate meaning) and making a difference in colleagues’ (staffs’) lives. The role of a clinic manager in a primary health care setting

In this study the researcher attempted to determine the current role expectations of a clinic manager in a primary health care setting, to identify factors determining and influencing the role of a clinic manager, to determine what effect the current role expectations had on the management of primary health care services rendered at the clinic, to establish the developmental needs of clinic managers to enable them to adhere to their role expectations, and to identify and recommend measures to support clinic managers in the execution of their managerial role by addressing the identified deficiencies. The researcher selected a quantitative, exploratory, descriptive and contextual design. Clinic managers of fixed clinics in the Free State province were randomly selected to participate in the study and a questionnaire was utilised as data-collection instrument. The study found that the clinic manager's role is comprehensive and varies from telephonic booking patients to assessment of the quality of primary health care programmes. A number of non-managerial functions were identified, such as consultation of patients, management of medicine, dispensing of medicine and ordering of stock. It was also found that the respondents were not involved in a number of management functions such as financial and human resource management, and adherence to the implementation of standards. Factors that negatively influenced the clinic managers' management role included: * Lack of time due to the large number of patients they had to consult due to the shortage of staff. * Shortage of staff. * The execution of non-managerial tasks. Although it was found that the current role of the clinic manager was confusing as it entailed much more than just clinic management, it is foreseen that the role of the clinic manager could in future be clarified if the recommendations are implemented. / Health Studies / D. The role of effective change management and psychological capital on organisational behaviour during organisational restructuring : a cross-sectoral study

The study set out to assess the impact of organisational restructuring (OR), the independent variable on organisational behaviour (OB), the dependent variable, in private and public sector organisations as well as state-owned enterprises (SOEs) in South Africa. OB, for the purposes of this study, consists of turnover intention, resistance to change, commitment to change and job security. It further aimed to evaluate whether the various types and magnitude of OR impact on employees in the different sectors. OR was delineated into three factors, that being Restructuring (Type), Restructuring (Leadership) and Restructuring (Frequency), before being further regressed into sub-factors, that being Restructuring (Type_Count), Restructuring (Leadership_Count) and Restructuring (Frequency_Count), for the purposes of using it as categorical variables and indexing it. The study assessed whether effective change management (ECM) mediated the relationship between OR and OB, across sectors. ECM is underpinned by effective change management processes, leader-member exchange (LMX) and perceived organisational support (POS). Finally, it aimed to assess whether employees’ psychological capital (PC), comprised of self-efficacy, hope, optimism and resilience, moderated the relationship between ECM and OB. The study found that OR does, indeed, impact on the OB of employees in different sectors. It has also confirmed the mediating role of ECM and that PC moderated the relationship between ECM and OB. The study assessed whether effective change management (ECM) mediated the relationship between OR and OB, across sectors. ECM is underpinned by effective change management processes, leader-member exchange (LMX) and perceived organisational support (POS). Finally, it aimed to assess whether employees’ psychological capital (PC), comprised of self-efficacy, hope, optimism and resilience, moderated the relationship between ECM and OB. The study found that the unidimensional construct, effective change management, coupled with PC, another unidimensional construct, has indeed been able attenuate the impact of OR on OB. In the case of this study, it was primarily the employees of large organisations, such as SOEs, which are affected, while employees of private and public organisations were also affected. Die literatuurdoelstellings behels dat rolgedrag verduidelik word. Veranderlikes binne die organisasie- en werksfeer asook farniliesfeer wat tot rolkonflik by die werkende moeder aanleiding gee is beskryf. Die groeisielkunde is vanuit die analitiese, humanistiese en eksistensiele paradigmas aangebied, ten einde 'n geestesgesonde persoonlikheidsprofiel te ontwikkel. Wat die operasionele doelstellings betref, is die veranderlikes wat tot rolkonflik aanleiding gee en die persoonlikheidsfunksionering van tien werkende moeders met hulle eerste kind, deur middel van 'n ongestruktureerde onderhoud, ondersoek. Die verband tussen rolkonflik en 'n geestesgesonde persoonlikheid is vasgestel, om te bepaal hoe geestesgesondheid die hantering van rolkonflik beinvloed. Die resultate dui daarop dat die werkende moeder, met die ervaring van haar rol as moeder, groei in haar persoonlikheidsfunksionering getoon het. Uit die resultate blyk dit dat dit 'n positiewe gesindheid teenoor loopbaan, min werksekuriteit vir die moeder wat in haar eie praktyk werksaam is, onbuigsame werksomstandighede, ondersteuning deur betekenisvolle ander, rolbeperking en hoë deurdringbaarheid tussen die moeder se moeder- en werkrol, temas is wat die rolkonflik wat die werkende moeder ervaar, en gevolglik haar geestesgesondheid, bei:nvloed. Die resultate dui daarop dat die werkende moeder konflik tussen haar moeder- en werkrol, rol as eggenote en eie tyd ervaar. Unieke veranderlikes wat tot rolkonflik lei in die Suid-Afrikaanse konteks, wat in die navorsing geidentifiseer is, is rolbeperking en gebrek aan werksekuriteit vir die moeder wat haar eie praktyk bedryf. Die geestesgesonde persoonlikheidsfunksionering van die werkende moeder is met die ontwikkelde persoonlikheidsprofiel vergelyk. Dit blyk dat akkurate en realistiese waarnemings van ervarings, vryheid om emosies te beleef, geloof, toekomsgerigtheid en innige interpersoonlike verhoudings die werkende moeder se geestesgesondheid positief kan beinvloed, en tot makliker hantering van rolkonflik lei. Hierteenoor blyk dit dat gebrek aan seltkennis, gebrek aan vryheid van keuse, min emosionele beheer asook onaanvaarbaarheid en onverdraagsaamheid teenoor ander, eienskappe is waar sy heelwat in haar persoonlikheidsfunksionering kan groei. Aanbevelings vir die hantering van rolkonflik deur die werkende moeder is vir die bedryfsielkundige praktyk en die werkende moeder self geformuleer, asook aanbevelings vir verdere navorsingsgeleenthede. / The aim of this research was to study the role conflict experienced by the working mother from the mental health perspective. The literature study includes a description of role behaviour as well as variables within the organisational, work and family spheres that influence role conflict. Growth psychology is presented from analytical, humanistic and existential perspectives, culminating in a profile of the mentally healthy personality. The operational aims involved an investigation of variables that influence role conflict and the personality functioning of ten working mothers who are bringing up their first child. This was conducted through unstructured interviews. This involved determining the relationship between role conflict and a mentally healthy personality, to determine how mental health facilitates coping with role conflict. The results indicate that the working mother showed growth in her personality functioning as a result of the experience of her role as mother. However, the results also indicate that a positive orientation to career, minimal job security for the mother working in her own business, inflexible working conditions, support from significant others, role restriction and high penetrability between the roles of mother and worker, are themes that influence the conflict that the working mother experiences which, in turn, influences her mental health. The working mother experiences conflict between her roles as mother, worker, spouse and individuaL Unique variables that influence role conflict in the South African context were identified, namely, role restriction and minimal job security for the mother who operates her own business. The mental personality functioning of the working mother was compared with the developed personality profile. It seems that accurate and realistic observation of experiences, freedom to express feelings, religion, future orientation and close interpersonal relationships, influence the working mother's mental health positively and lead to better coping with role conflict. In contrast she could grow in terms of the following characteristics: lack of self-knowledge, little freedom of choice, little control over emotions as well as unacceptance and intolerance of others. Recommendations were made to the industrial psychology practice and the working mother herself, on how to handle role conflict, and also regarding future research possibilities. / Industrial and Organisational Psychology / D. AIM: This study aimed to explore the influences of monitoring and evaluation on the performance of managers in a primary health care setting in Qumbu sub district health department of Oliver Tambo district municipality. METHODS: A Phenomenological approach was adopted in this study. Specifically, an Interpretative phenomenological analysis design was used to explore the influences of monitoring and evaluation on the performance of managers in a primary health care setting in Qumbu sub district health department of Oliver Tambo district municipality. Data were collected using a semi-structured interview format on 8 conveniently selected clinic managers. Data were analysed using Smith’s (2005) Interpretative Phenomenological Analysis framework. RESULTS: Three thematic categories emerged from data analysis: performance of clinic managers, support for clinic managers, and monitoring and evaluation system. The findings of this study have implications for practice, training and research. CONCLUSION: Clinic managers experienced various obstacles, which affect the influence of monitoring and evaluation on their performance. Social workers’ personal safety challenges and coping strategies employed during social work service delivery : suggestions for promoting social workers’ personal safety

Social work, as a profession, is critical for societies as it aims to promote social change and development, as well as social cohesion and the empowerment and liberation of people. Whereas the working conditions of social workers have been the focus of previous research, the topic of social workers’ personal safety challenges and the coping strategies employed during social work service delivery seems to be sparsely researched and documented in indigenous literature. In view of this, I designed a research project aimed at exploring the personal safety challenges that social workers encounter and the coping strategies they employ during social work service delivery from a qualitative research approach with a collective case study design, coupled with an explorative, descriptive, contextual and phenomenological research design, with a view to proffer suggestions for promoting social workers’ personal safety. From the conception of the research project, up until its finalisation which culminated in this research report, I observed the ethical principles of informed consent, anonymity, and confidentiality in the context of the management of information. I employed semi-structured interviews as a data collection method from a sample of 14 purposively selected social workers in the employ of one government Department and three non-profit organisations in the Tshwane region. Data was analysed using Tesch’s (1990) steps and data verification was done through Gibbs’ (2008) model. I utilised Schlossberg’s (1981) Transition Process Model as the theoretical lens in this study. Based on the findings presented in this research report, it is evident that social workers face various challenges in terms of their personal safety, ranging from being physically attacked and being at the receiving end of aggressive behaviour from distressed, frustrated, and hostile service users, to facing risks to their personal safety in the social work offices and whilst on the road during fieldwork or in the communities they serve. The various coping strategies that social workers employ as way of dealing with the incidents and situations in which their personal safety is compromised include speaking to a supervisor, colleagues, friends, or a therapist; using their personal faith; remaining calm and withdrawing from the unsafe situation; and enlisting the help of the police or ensuring that they are accompanied by colleagues when doing fieldwork. The research findings included the suggestions proffered by the research participants on how to promote the personal safety of social workers and these are directed at employer organisations and social workers themselves. In addition, recommendations are provided which are directed towards social work practice; social work education and training; and continuous professional development. Evaluating the multiple stressor intervention of the South-African Police Service as a trauma management tool

This study examined the validity of the South African Police Service (SAPS) multiple stressor intervention. The multiple stressor was developed for members of their specialised units to address Post Traumatic Stress Disorder (PTSD). Unfortunately, the SAPS multiple stressor intervention lacks scientific evidence to support its possible effectiveness in addressing PTSD. In the current study a deployment and intervention group was compared which employed a pre- test post-test design. The Davidson Trauma Scale and the Revised Impact of Event Scale measured PTSD globally, but also the PTSD dimensions of Intrusion, Avoidance/Numbing, and Hyperarousal. The Wilcoxon signed rank test results indicated that the intervention and deployment was both effective in addressing PTSD although the intervention group revealed the greatest improvement in their overall PTSD scores. The intervention group made significant progress in dealing with all three PTSD symptoms while the deployment group made less progress with their Intrusion and Avoidance/Numbing symptoms, but made significant progress with their Hyperarousal symptoms. The Mann-Whitney u test revealed no significant differences between the post intervention test scores of the two groups, either globally or on the three PTSD dimensions. It appears that deployment was just as effective as the multiple stressor intervention in addressing PTSD. / Psychology / M.A. (Psychology)

An investigation into the experiences of remaining nurse tutors during transformation of nursing colleges in the Free State

The study investigated the experiences of remaining nurse tutors at the Free State School of Nursing during the transformation of Nursing Colleges and downsizing of personnel. The study aimed at describing the experiences of individuals during changes in their work environment, with the purpose of contributing to the identification of guidelines for 'surviving' transformation and downsizing at the workplace. Three themes emerged from this study through the narrative descriptions and unstructured interviews. The first theme, affective responses, dealt with emotions, low morale, depressive moods and anxiety caused by transformation and downsizing. The second theme, cognitive and perceptual view, revealed the thoughts, beliefs, and opinions of remaining nurse tutors regarding transformation and downsizing. Perceptions of and opinions on how nursing education and human dignity were affected were also expressed. The third theme portrayed the coping responses, which described work-related personal and social adjustments nurse tutors made during the transformation of nursing colleges. Text in Afrikaans / The purpose of this research study is to determine the extent to which employee assistance programmes can be utilised by welfare agencies to ensure that work-related and personal problems do not negatively influence the productivity of social workers. The group of respondents consisted of ten social work supervisors from ten different welfare agencies, which included civil sevice organisations, specialist organisations and family welfare organisations. The conclusion that was reached based on the findings of the empirical study is that social workers have a need for services that will prevent, relieve or eliminate their work-related and personal problems, in order to improve the productivity and general functioning of social workers. The work-family conflict experienced by South African women of different race groups : a phenomenological study

The family roles and responsibilities are still allocated along the gender lines. Women assume primary child care and household roles despite working fulltime. They suffer from work-family conflict as they battle with these competing demands. A phenomenological approach was adopted for this study. The existing literature was used in defining work-family conflict, looking at different work-family theories; development of gendered defined roles, motherhood and demands brought on by women working fulltime. The semi-structured interview was used for data collection. The themes which emerged showed that women experience strong emotions associated with raising children whilst working. There is compromise on quality time dedicated in each role. Women assume sole custodian over their children’s upbringing. Women enter into a second shift after work. Having a career and children, is made easier through adoption of strong coping strategies and mechanisms.
