L'employabilité présente de réels enjeux pour les organisations, les institutions et les individus. Ces enjeux multiples couvrent plusieurs sphères à la fois économiques, politiques, et sociales. L'employabilité s'impose aujourd'hui comme la pierre angulaire permettant de réduire les tensions qui naissent de la synergie de ces trois sphères. Ces tensions englobent la montée du chômage, la pénurie de main d'œuvre, l'évolution des métiers, l'attractivité des salariés, les restructurations, la recherche de polyvalence, etc... de fait, l'employabilité alimente les discours et les pratiques managériales pour se revendiquer comme le nouveau modèle social du XXI ème siècle Gazier (2003), Guerrero (2003), St Germes (2007).Cette recherche propose d'étudier la mobilité, souvent désignée comme un moyen d'assurer le maintien en emploi, l'évolution de la carrière et in fine la sécurisation des trajectoires professionnelles (Hategekimana, 2002; Bader, 2007; Othman, 2011). Toutefois celle-ci doit nécessairement s'accompagner de conditions adéquates (Sardas et Gand, 2009; Amossé et al.,2012; St Germes et al.,2013).Notre problématique générale entend répondre à la question suivante : Quel impact peut avoir la justice organisationnelle dans le fondement de la relation mobilité-employabilité des salariés?La méthodologie qualitative choisie s'appuie sur des entretiens semi-directifs auprès de 75 acteurs (salariés et praticiens) au sein de l’hôpital, des télécommunications et des startups. L'approche subjective par les trajectoires professionnelles fournit des éclairages scientifiques sur les logiques existantes pour saisir cette relation.Mots clés: Employabilité, mobilité voulue, mobilité intentionnelle, mobilité partagée,mobilité subie, justice organisationnelle, motivations individuelles et organisationnelles. / Employability presents real challenges for organizations, institutions and individuals. These multiple issues cover several areas at once economic, political, and social and employability is becoming the corne stone for reducing pressures arising from the synergy of these three spheres. These pressures include rising unemployment, labor shortages, the development of skills, attractiviness of employees, restructuring, research versatility, etc... In fact, employability feeds speeches and managerial pratices to claim as the new social model of the XXI century Gazier (2003), Guerrero (2003), St Germes (2007).This research aims to study mobility, often referred to as a means of ensuring the continued employment, career development and ultimately securing career paths (Hategekimana, 2002; Bader, 2007; Othman, 2011). However, it must necessarily be accompanied by appropriate conditions (Sardas and Gant, 2009; Amossé et al., 2012; St Germes et al., 2013).Our general problem answers the question : What impact organizational justice in the foundation of mobility and employability of employees relationship?The chosen methodology is based on qualitative semi-structured interviews with 75 stakeholders (employees and practitioners) in the hospital, telecommunications and start ups. THE MODERATING ROLE OF INTERACTIONAL JUSTICE ON THE RELATIONSHIP BETWEEN JUSTICE AND ORGANIZATIONAL CITIZENSHIP BEHAVIOR

This research was designed to examine the moderating effect of interactional justice on the relationship between justice constructs and organizational citizenship behavior (OCB) with organizational identification as a mediator of the influence of justice perceptions on OCB. This study was based heavily on social exchange, the norm of reciprocity, and psychological contracts between individuals and their supervisors. The study sample was comprised of respondents drawn from a crowd sourcing internet website (N = 250). Niehoff and Moorman’s Organizational Justice Scale was used to measure justice perceptions. Mael and Ashforth’s Organizational Identification Scale was used to measure the degree of the respondents’ identification with their organization; and Podsakoff, MacKenzie, Moorman, and Fetter’s OCB Scale was used to measure extra-role behaviors. Linear regression in IBM’s SPSS statistical package was used to test the proposed relationships. The results showed no support for the moderating effect of interactional justice on the relationships between justice dimensions and OCB. However, support was found for organizational identification as a mediator of the effect of interactional justice on OCB. Theoretical and managerial implications and suggestions for future research are discussed.

We Only Accept Online Applications: The Effect of HRIS E-Recruitment Technology on Job-Seeker Fairness Perceptions in the Canadian Federal Public Sector

Industrial-organizational psychologist Stephen S.W. Gilliland developed a model for studying job-seeker fairness perceptions in 1993 based on existing research in organizational justice. The model includes several rules which will result in job-seeker perceptions of fairness if satisfied and job-seeker perceptions of unfairness if violated. Given the prominence of this model in the literature as well as changes which have occurred in personnel selection (such as human resource information systems, or HRIS, and e-recruitment), scholars have called for a technological re-envisioning of the original model, especially the explanations/descriptions ascribed to each rule. The present study seeks to understand how HRIS e-recruitment technology impacts job-seeker fairness perceptions and in so doing update the Gilliland (1993) model using a qualitative methodology and website success measures from information systems success theory. It contributes to the literature on applicant fairness perceptions by accounting for technological change, and contributes to the field of Public Administration by studying a governmental e-recruitment portal thereby accounting for the particularities of public-sector HRM which is underrepresented in the organizational justice literature. Over the course of one (1) year, twelve (12) job-seekers participated in a series of focus group interviews where they reflected on their experiences applying for jobs in the Canadian federal civil service using the government’s e-recruitment portal. Participants completed profiles, sent applications, communicated with government personnel, and wrote internet tests, among other job-search activities, and reported on their experiences from the perspective of fairness. Results confirm the validity of all original procedural justice rules and offer insight into their application in a recruitment environment where applicants invest considerable time interacting with computerized systems. Two additional rules are also put forth including the ease with which candidates can deceive tests and privacy/trustworthiness using technology. The findings are limited insofar as data gathering took place during a time of reduced hiring activity by the employer and because participation was limited to one (1) specific geographic location.

Une étude sur le rôle médiateur de la justice organisationnelle sur la relation entre le leadership des supérieurs immédiats et la santé mentale des employés

Ce mémoire vise principalement à déterminer l’effet médiateur de la justice organisationnelle entre le leadership d’habilitation des supérieurs immédiats et la détresse psychologique des employés. Deux objectifs principaux sont poursuivis. Le premier consiste à identifier l’impact du leadership d’habilitation sur la détresse psychologique. Le second objectif vise à déterminer le rôle médiateur de la justice organisationnelle, plus précisément la justice distributive, la justice procédurale, la justice interpersonnelle et la justice informationnelle, entre le leadership d’habilitation exercé envers un subordonné et la détresse psychologique. Les données secondaires qui nous permettent de faire les analyses statistiques nécessaires ont été recueillies dans le cadre d’une étude réalisée dans le secteur de la fabrication métallique industrielle (FMI) du Québec. Un total de 741 employés ont été sondés à l’aide de questionnaires. Des analyses d’équations structurelles ont permis de compléter nos analyses. Les résultats indiquent que le leadership d’habilitation seul ne permet pas de réduire les niveaux de détresse psychologique d’un subordonné. Cependant, les hypothèses concernant le rôle médiateur de la justice distributive et de la justice procédurale ont été confirmées. Pour conclure, ces résultats montrent que le leadership d’habilitation jumelé à la perception d’un haut niveau de justice distributive ou procédurale a un impact significatif sur la diminution de la survenance de détresse psychologique. Ainsi, il est dans l’intérêt des organisations du secteur de la fabrication métallurgique au Québec d’influencer les supérieurs immédiats d’appliquer un leadership d’habilitation tout en portant une attention particulière à la distributive des ressources ainsi qu’à l’élaboration des procédures. / The main objective of this research is to determine the mediating effect of organizational justice between the empowering leadership of immediate superiors and the psychological distress of employees. Two main objectives are pursued. The first is to identify the impact of empowering leadership on psychological distress. The second objective aims to determine the mediating role of organizational justice, more precisely distributive justice, procedural justice, interpersonal justice and informational justice, between the empowering leadership exercised towards a subordinate and psychological distress. The secondary data that allow us to make the necessary statistical analyzes were collected as part of a study carried out in the industrial metalworking sector of Quebec. A total of 741 employees were surveyed using questionnaires. Analyzes of structural equations completed our analyzes. The results indicate that empowering leadership alone does not reduce a subordinate’s levels of psychological distress. However, the hypotheses concerning the mediating role of distributive and procedural justice have confirmed. To conclude, these results show that empowering leadership combined with the perception of a high level of distributive or procedural justice has a significant impact on the reduction of the occurrence of psychological distress. Thus, it is in the interest of organizations in the metalworking sector of Quebec to influence the immediate superiors to apply empowering leadership while paying particular attention to the distribution of resources as well as to the elaboration of procedures.

Justicia organizacional y Bienestar psicológico en trabajadoras de una empresa de banca de Lima Metropolitana / Organizational justice and psychological well-being in female workers of a banking company in Metropolitan Lima

El objetivo del estudio es determinar la relación entre la justicia organizacional y el bienestar psicológico, así como establecer diferencias en ambas variables en función al puesto y grado de instrucción. Participaron 164 trabajadoras entre 21 a 63 años (M=37.68; DE=8.40) de una empresa de banca de Lima Metropolitana, seleccionadas mediante un muestreo no probabilístico. Se utilizaron la Escala de Justicia Organizacional de Colquitt y la Escala de Bienestar Psicológico de Ryff. Los resultados indicaron una correlación directa y significativa entre las dimensiones de justicia organizacional y el bienestar psicológico (rs entre .187 a .283). En cuanto al puesto y cargo, se obtuvo diferencias estadísticamente significativas con la dimensión de Justicia Informacional y Bienestar Psicológico. Finalmente, se evidenció que las diferencias respecto al grado de instrucción y las dimensiones que conforman ambas variables de estudios no tienen significancia práctica. / The aim of the study is to determine the relationship between organizational justice and psychological well-being, as well as establishing significance based on the position and level of education. 164 workers from a banking company in Metropolitan Lima participated, selected through a non-probability sample. The Colquitt Organizational Justice Scale (2001) and the Ryff Psychological Well-Being Scale (1989) were used. The results indicated a direct and significant correlation between organizational justice and psychological well-being in general and moderate correlations between dimensions. Regarding the role and position, statistically significant scores were obtained with the dimensions of Organizational Justice. Finally, it was evident that the differences regarding the degree of education and the dimensions that make up both study variables have no practical significance. / Tesis

The Effects of Organizational Justice and Exercise on the Relationship between Job Stressors and Employee Health

Recent decades have seen an explosion of research centered on understanding the influential impact that job stressors have on employees' subjective well-being, and now more recently, on objective assessments of physical health. Utilizing baseline data from a larger study funded by the National Institute for Occupational Safety and Health (NIOSH), I conducted a field study on blue-collar employees from two organizations in the construction industry, with the goal of exploring the impact of job stressors on job satisfaction (subjective well-being) and body mass index (objective health), as well as the influence of organizational justice as a moderator and exercise as a mediator in those relationships. In support of previous research, results show that job stressors (job demands, low skill discretion, and low decision authority) all had significant direct effects on job satisfaction in the expected directions, signifying that the fewer demands and more control one has in their work role, the more satisfied one is. Results also indicate that distributive and procedural justice have significant main effects on job satisfaction, illustrating that higher perceptions of justice are related to higher levels of job satisfaction. With respect to objective health, the data provides empirical support for the relationship between job control (skill discretion and decision authority) and BMI; however, job demands did not have a significant main effect on BMI. More importantly, the rarely studied relationship between organizational justice and BMI was investigated (Robbins et al., 2012), with results indicating that procedural and distributive justice are important influences on one's BMI level. Post hoc analyses revealed that distributive and procedural justice are two relevant mediators to consider in the job stressor-job satisfaction relationship, illustrating the importance of considering employees' fairness perceptions with regards to their satisfaction levels. Moreover, exercise was found to be a significant moderator to the relationship between job demands and BMI, as well as the relationship between distributive justice and job satisfaction, shedding light on physical activity within the work and health contexts as a factor that interacts with employees' perceptions of justice and their workload demands to impact their psychological and physical health. Considering the cross-sectional nature of these data, all mediation and moderation results should be interpreted with caution. With empirical support found for the direct association between job stressors and organizational justice and the outcomes of job satisfaction and BMI, this study has significant implications for researchers and practitioners alike to further expand upon these findings and implement them into organizational practice in support of the Total Worker Health initiative, which aims to promote employee safety and health (Schill & Chosewood, 2013). Results suggest a healthy workforce is the result of the combination of employers transforming the work environment into a more just, transparent and trustworthy place to work, starting with the dynamics between supervisors and their employees, in conjunction with targeted interventions on employees' modifiable behaviors, such as engaging in physical activity and healthier eating habits.

Den framtida personal- och kompetensförsörjningen inom IT-branschen står inför utmaningar. Föreliggande studie hade som syfte att undersöka om kvinnor och män upplevde olika organisatoriska och psykosociala arbetsvillkor (såsom upplevd organisatorisk rättvisa, arbetsrelaterad stress och arbetstillfredsställelse) inom IT-branschen. Studien har haft som utgångspunkt i att undersöka om den uttalade könssegregeringen inom IT-branschen kan påverka hur kvinnor och män upplever variationer i arbetsvillkor. De arbetsvillkor som studien har belyst är Krav-kontroll-stödmodellen och organisatorisk rättvisa. Resultaten från urvalsgruppen (N=47, varav 20 var kvinnor) visade att det inte förelåg några könsskillnader. Däremot erhölls positiva samband mellan arbetstillfredsställelse, organisatorisk rättvisa, arbetskrav och arbetsrelaterad stress. Studien utgick från en kvantitativ ansats med digital enkätstudie som metod. Resultaten baserades på upplevelser från anställda inom totalt tio olika organisationer verksamma inom IT-branschen. Chi-tvåtest, t-test för oberoende mätningar och korrelationer har använts för att analysera datan.

Counterproductive Work Behaviors, Justice, and Affect: A Meta-Analysis

Counterproductive work behaviors (CWBs) are an expensive phenomenon for organizations, costing billions of dollars collectively each year. Recent research has focused on justice perceptions as predictors of CWBs, but little research has been conducted on the specific types of counterproductive work behaviors (i.e., sabotage, withdrawal, production deviance, abuse, and theft) that result from specific organizational justice perceptions (i.e., distributive, procedural, interpersonal, and informational) and the mediating effect of state affect. The current paper meta-analyzed the relationships between justice, CWB, and state affect and found that justice was negatively related to dimensions of CWB and state positive/negative affect were negatively/positively related to CWB dimensions, respectively. However, mediation of the relationship between justice and CWB by state affect was inconsistent across justice types and CWB dimensions. These findings suggests that, while managers should maintain an awareness of justice and state affect as individual predictors of CWBs, the current study does not necessarily support the claim that state affect explains the relationship between justice and counterproductive work behavior dimensions.

La présente thèse porte sur le harcèlement moral au travail (HMT). Elle a pour objectif d’étudier d’une part ses effets sur la justice organisationnelle (JO), le climat de sécurité psychosociale (PSC), la détresse psychologique, l’intention de quitter l’entreprise et l’engagement affectif. D’autre part, elle cherche à étudier le rôle médiateur du soutien social de la hiérarchie et de la théorie de l’autodétermination (TAD) (satisfaction et frustration des besoins psychologiques).Afin de répondre à ces objectifs, trois études ont été réalisées. La première étude évalue d’une part les effets du HMT sur la détresse psychologique et l’intention de quitter l’entreprise et, d’autre part,le rôle médiateur du soutien social de la hiérarchie. La deuxième étude propose de tester le rôle médiateur de la satisfaction des besoins psychologiques entre les inducteurs organisationnels (HMTet JO) et individuels (l’intention de quitter l’entreprise et l’engagement affectif). Une troisième étude examine, les effets du HMT et le PSC sur les inducteurs individuels (l’intention de quitter l’entreprise et l’engagement affectif) dans le secteur de la santé. Cette dernière étude montre également le rôle médiateur de la frustration des besoins psychologiques. Pour conclure, les résultats de la thèse montrent l'impact négatif du HMT et d'autres facteurs tels que l'OJ et PSC chez les salariés. Soulignons que ces résultats révèlent également que les besoins psychologiques(satisfaction et frustration) jouent un rôle déterminant en milieu organisationnel. La discussion générale de la thèse dégage les implications et les conclusions découlant des études. / This thesis deals with workplace bullying (WB). It aims to study on one hand its effects onorganizational justice (OJ), psychosocial safety climate (PSC), psychological distress, intention toleave the company and emotional commitment. On the other hand, it seeks to study the mediatingrole of the social support of the hierarchy and the theory of self-determination (SDT) (psychologicalneed satisfaction and frustration). To meet these objectives, three studies were conducted. The firststudy evaluates, firstly, the effects of WB on psychological distress and the intention to leave thecompany and secondly the mediating role of the social support of the hierarchy. The second studyproposes to test the mediating role of the satisfaction of psychological needs between theorganizational and individual inducers (WB, OJ, the intention to leave the company and theemotional commitment). A third study examines the effects of BWP and PSC on individual inducers(intention to leave the company and emotional engagement) in the health sector. This last study alsobrings out the mediating role of the frustration of psychological needs. In conclusion, the results ofthe thesis attest the negative impact of bullying at work and other factors such as OJ and PSCamong employees. It should be noted that these results also reveal that psychological needs(satisfaction and frustration) play a determinant role in an organizational environment. The generaldiscussion of the thesis therefore releases the implications and conclusions of the studies.
