Exploring human resources challenges besseting school managers in Vryheid district in Kwazulu-Natal

This study investigated human resource challenges besetting school managers in Vryheid district in Zululand region in KwaZulu-Natal: an educational management perspective. The target population consisted of school managers in the service of KwaZulu-Natal Province, Zululand Region in Vryheid district in the Department of Education. For educators to perform satisfactorily, their skills, abilities and motives to perform duties must match their job requirements. Managers must recruit and select qualified and dedicated staff members for the effectiveness of the school depends on the effectiveness of the staff. The challenges of school managers are to attract, recruit, retain, motivate and develop the staff. They should not unfairly discriminate directly or indirectly against anyone. They have to redress the past imbalances when appointing the staff. They work under stressful conditions with different types of people, all with their own beliefs, values, cultures and work ethics. Educators with best results are promoted to senior positions where they are sometimes not utilised. Learners are becoming more uncontrollable, rude, violent and undisciplined. some are promoted and others. Endless strikes, turnover, absenteeism, redeployment, late coming, over-crowded classrooms, many changes, poor performance; hostility is very common in schools. The growing numbers of educators, who die, retire, promoted and resigning each year, resulting in the shortage of experienced educators to substitute them. The lack of reliable resources or help within the Department of Education. . A qualitative explanatory and descriptive approach has been adopted in the present research to investigate school managers’ challenges. The research findings of the investigation confirmed that numerous challenges exist in schools and that school managers require training and intervention strategies to help them cope with the changes in the education system in South Africa. The role of communication satisfaction in job satisfaction in the Department of Communications : an exploration

This researcher investigates the role of communication satisfaction in job satisfaction in the Department of Communications, a government policy-making institution that deals with post, telecommunications, and broadcasting services in South Africa. This study describes communication satisfaction as the overall degree of satisfaction an employee perceives in his total communication environment and job satisfaction as the degree of satisfaction the individual feels with his job. Focus groups are used to explore the role of communication satisfaction in job satisfaction in the Department of Communications because they are appropriate and suitable in capturing the discussions reflecting emotions, particularly uncovering individuals' feelings about their environment. The emphasis is on finding out how communication motivates and makes employees satisfied in their jobs. Qualitative content analysis, based on transcriptions from audiotapes, is used for interpretation and analysis of the data. Daar is bevind dat die prestasiewaardes mededinging en materiele welvaart betekenisvolle voorspellers van affektiewe organisasieverbintenis is, en dat die prestasiewaardes materiele welvaart en strewe na uitmuntendheid betekenisvolle voorspellers van kontinuiteitsorganisasieverbintenis is, maar dat geeneen van die prestasiewaardes wat huidig wereldwyd erken word, betekenisvolle voorspellers van normatiewe organisasieverbintenis in die motomywerheid is nie. Hierbenewens is dit ook duidelik uit die navorsingsresultate dat die prestasiewaardes mededinging, materiele welvaart en strewe na uitmuntendheid hulself daartoe leen om op 'n geintegreerde wyse deur bestuur van motorhandelaars aangewend te word ten einde hul kumulatiewe invloed op organisasieverbintenis optimaal te kan benut. / The objective of this exploratory study was to investigate the performance values subjacent to affective, continuity and normative organisation commitment of employees in the motor industry in South Africa. A sample of 113 employees was selected from different dealerships. Thereafter an investigation was done to establish which performance values were meaningful predictors of organisation commitment. It was found that the performance values competition and material gain were meaningful predictors of affective organisation commitment, and the performance values material gain and excellence were meaningful predictors of continuity organisation commitment, but that none of the performance values which are contemporarily recognised world-wide were meaningful predictors of normative organisation commitment. This has far-reaching implications for South African motor dealers. It was also apparent from the results that the performance values competition, material gain and excellence can be utilized in an integrated way by management of motor dealers in order to ensure optimal utilization of their cumulative impact on organisation commitment. / Industrial psychology / M.Com. Orientation: This study is about team dialogue and how dialogue in teams may impact on levels of employee engagement, especially how this can be applied and used in Industrial & Organisational Psychology. Research purpose: The aim of this study was to investigate the influence that dialogue sessions in work teams may have on employee engagement. Motivation for the study: The manager and first-line superior play a crucial role in facilitating and enabling the connection between the employee and the organisation and how this impacts on employee engagement. When practised successfully, dialogue may have an influence on the level of employee engagement, as it allows groups to move beyond any one individual’s understanding to gain new insights and to create ideas in ways that could not be achieved individually. It may be argued that team dialogue and relational practices could assist in improving employee engagement in the South African workplace. Research design, approach and method: The study used a quasi-experimental approach in terms of which an experimental group was exposed to an organisational development intervention of team dialogues over a period of time and then compared to a control group that had not been exposed to the organisational development team dialogue intervention. The main findings were reported and discussed, and recommendations were made. A stakeholder analysis of the Marikana mining incident : implications for HR management

(Leadership in Performance and Change) / In August 2012 the South African mining industry was the focus of attention due to an illegal strike at Lonmin Platinum mine that resulted in the police shooting striking employees on 16 August 2012. Thirty-four employees lost their lives on that day. An additional ten people died in violent protests in the build-up to the main shooting incident. This strike period has become widely known as ‘Marikana’. This historical incident illustrates how a single incident within an organisation can have an impact at various levels and affect multiple stakeholders. The main objective of this study was to identify the effect that the Marikana mining incident had on Lonmin (the organisation) and its main stakeholders as well as to identify the effect the stakeholders and Lonmin had on each other. In order to reach these objectives an historical timeline of the sequence of events surrounding the Marikana incident was constructed. The main stakeholders involved in the Marikana incident were then identified, and the relationships and the relative strengths between these stakeholders were mapped. The methodology used in the study was Quantitative Narrative Analysis (QNA) as applied by Franzosi (2010). In particular, the content from English newspaper articles sourced from South Africa and England relating to the Marikana mining incident for the period 1 to 24 August 2012 were reviewed, coded and analysed. All relevant data from the articles were recorded in a manual database, coded according to the semantic triplet of ‘actors’, ‘actions’ and ‘subjects’ (S-V-O) (Franzosi, 1989) and analysed based on QNA principles (Franzosi, 2010). First, a sequence analysis was conducted, identifying the roles (consequences) that the respective actors (stakeholders and subgroupings of stakeholders) enacted as well as the order in which they unfolded. The analysis was used to produce a series of network graphs to visually depict the sequence of events and the respective effects of the sequencing of these events. An exploratory study of the factors that influence the retention of managers in small to medium business enterprises

Integrative Summary: Small to Medium Business Enterprises (SME's) are widely recognised as the driver of economic growth. SME's are responsible for employing large sections of the working population and, in doing so, facilitate the development of skills for many thousands of workers. Whilst SME's may differ (according to various definition criteria such as size or turnover) from other types of organisation, they share one common denominator across all organisations: their overall effectiveness depends largely on the individual and collective people that make up the organisation -their employees. In this context the central question relevant to the research is "how do SME's retain their valued employee managers?" A quantitative research method was applied in the research. Data was collected by way of a structured self-administered survey questionnaire designed from a post positivist paradigm. The survey was constricted by way of modifying and adapting previous surveys designed to investigate factors that influence staff retention, to be relevant to managers employed by SME's. The sample consisted of 35 managers employed by SME's in and around East London in the Eastern Cape, South Africa. The results of the research give rise to a number of clear indicators on the key retention factors of employee managers. Based on the research results SME's that want to have the best chance of retaining their employee managers need strong and effective leadership within the organisation, must address soft organisational factors that are conducive to an open and trusted working environment and the roles of managers must have inherent job factors that allow a sense of freedom to plan and execute tasks autonomously. Economic factors such as pay and financial benefits were identified through the research as being the least important factor when it came to manager retention. These conclusions provide SME owners and senior managers with insight into the factors that are most likely to influence their ability to retain employee managers.

The influence of organisational culture on a high commitment work system and organisational commitment : the case of a Chinese multinational corporation in South Africa

Chinese presence in Africa has been rapidly increasing in the past few years and has been speculated to be mainly due to China seeking Africa’s political alliance and access to Africa’s natural resources and growing consumer markets. The growing presence of Chinese organisations in Africa, however, has not been without its challenges. In particular, Chinese multinational corporations (MNCs) in search of consumer markets in Africa have been cited as facing human resource (HR) challenges which may affect their organisational performance. In this regard, literature on human resource management has already established the important role of organisational culture, HR practices and organisational commitment in enabling organisations to achieve superior organisational performance. Given the fact that there is currently little research knowledge of Chinese presence in Africa at the organisational level, this research aimed to contribute empirical knowledge to the growing body of research in this area. Specifically, the main purpose of this research was to examine how the organisational culture of a Chinese MNC’s South African subsidiary has shaped the nature of its high commitment work system (HCWS) and to assess the consequences thereof on organisational commitment. In alignment with the phenomenological paradigm, the research applied a descriptive and explanatory case study methodology in order to generate rich, qualitative data which was required for in-depth descriptions and to uncover the underlying interactions of the researched phenomena at the subsidiary. The selected case for the research was, therefore, a Chinese MNC operating in the personal computer (PC) industry, which had expanded its operations to South Africa in order to reach Africa’s growing consumer markets. In particular, the South African subsidiary served as a PC sales and distribution organisation for the Chinese MNC. There were about 40 employees at the subsidiary who were all South African employees. Semi-structured, in-depth interviews were conducted with twelve employees from different job functions and across different job levels. Data collection was guided by the theoretical frameworks by Cameron and Freeman (1991) for organisational culture and Xiao and Bjorkman (2006) for the HCWS and organisational commitment. The data collected from interviews was then analysed through a qualitative, content analysis process. The findings of the research thus pointed to the market culture as the dominant organisational culture type at the South African subsidiary of the Chinese MNC; characteristics of the adhocracy and clan cultures were also discovered. The externally oriented market culture was found to be the most relevant for the high performance and market leadership aspirations of the subsidiary. The market culture also appears to be the most appropriate organisational culture that would enable the subsidiary to deal with the competitive nature of the PC industry. Furthermore, it was found that certain cultural values emphasised by the Confucian and Ubuntu value systems could have had a part to play in the formation of the subsidiary’s organisational culture. The market culture was also found to have had the greatest influence in shaping the primarily performance oriented HCWS practices. Of the investigated HR practices at the subsidiary, all were found to be consistent with HCWS practices, with the exception of ownership practices and the performance appraisal system. Finally, although there were generally high levels of organisational commitment reported at the subsidiary, other job and organisational context factors besides the HCWS practices were found to be the major contributors to those feelings of organisational commitment. By investigating the organisational culture, HCWS and organisational commitment of a Chinese MNC in South Africa, this research has added to the body of knowledge concerning the growing presence of Chinese organisations in Africa. Based on the empirical findings of this study, several recommendations have been made in an attempt to assist the Chinese MNC manage the organisational commitment of its South African employees towards superior organisational performance.

Assessing the impact of qualified mathematics and science teachers in the Buffalo city area

However many people fear these, and believe that they are unable to tackle them. Mathematics and science educators therefore have need to have knowledge and understanding regarding 6 the foundation of the teaching of these subjects in the intermediate and senior phases at schools. This should enable them to contribute positively towards changing people’s perceptions about these subjects. Based on the above information I felt it imperative for me to investigate the impact of shortages of maths and science educators with special reference to the Buffalo City Area. A study of psychological intervention strategies used by national soccer coaches for male teams in South Africa

The purpose of the current study was to examine the Psychological Intervention Strategies (PIS) that are used by coaches for male soccer teams in South Africa to enhance the performance of the national soccer teams. National soccer coaches for male teams (n = 4) completed a questionnaire and attended in-depth interview. Results from both the questionnaire and in-depth interview revealed a lack of knowledge of PIS which was further supported by the data from the analysis. While some of the coaches did not utilise goal setting and relaxation in their coaching responsibilities, the current results further show that these soccer coaches do not utilise mental imagery as well. These results suggest that the SAFA soccer coaches could not integrate PIS in the coaching. Although the results cannot be generalised there is evidence that the SAFA trained soccer coaches demonstrate inadequacy in using PIS in their soccer coaching. The study finds that soccer coaches are psychologically under-prepared for their arduous task of soccer coaching. By implication the players are also mentally under-prepared that they cannot face their peers competitively. Current studies point to this psychological preparedness as the psychological momentum.

Determinants of turnover intentions of librarians at the city of Johannesburg libraries : implications on provision of library services

Organisations are confronted with the challenges of managing, controlling and putting in place retention strategies to mitigate against high turnover intention. This is also the case with public libraries. The purpose of this study was to investigate the determinants of the turnover intention of public librarians at the City of Johannesburg Libraries (COJLIS) in the Gauteng province of South Africa, with a view to developing a retention strategy. Turnover intention can bring devastation to the organisation and can also lead to negative consequences such as decreased morale and productivity, shortage of skilled and qualified librarians, direct and indirect costs to library organisation and loss of knowledge. This quantitative research study utilised the conceptual framework to investigate demographic, personal and organisational factors influencing turnover intentions of librarians. The conceptual framework for the present study incorporated aspects of a theory or theories, concepts from the literature, personal experiences, knowledge of the context and models The aspects of theory or theories and concepts from the literature on employee turnover “content” and “process” models such as Mobley (1977), Jerome (2017), Nair, Mee & Cheik (2016), Perez (2008), Spector (2005), Spector (1997), Price and Mueller (2000) and Price (2001)were modified to suit this study for public librarians at COJLIS. Mobley’s (1977) turnover process model was germane to this study, as it theorises a linear sequence consisting of the following: “dissatisfaction, thoughts of quitting, evaluation of subjective expected utility of job search and costs of quitting, search intentions, evaluation of alternatives, comparison of alternatives and present job, intentions to quit and quitting”. The constituents of the conceptual framework are demographics factors (age, tenure and job designation level), personal factors (job satisfaction and organisational commitment) and organisational factors (payment and fringe benefits, location of workplace, working environment: flexi working hours, perceived alternative employment opportunity, promotion and recognition, personal interaction, supervision and leadership, training and opportunity to utilise skills) as well as turnover intention. This study employed the census method and adopted the cross-sectional survey design method to collect data from 174 librarians working in 89 public libraries and three support sections at COJLIS. Data collection involved the use of a closed-ended questionnaire, as well as analysis documents such as strategic plans and human resource policies. Quantitative data were analysed using the Statistical Packages for Social Sciences (SPSS) according to the objectives of the study. The researcher conducted a linear regression test to find the instance of correlation between personal and organisational variables, and librarians’ intention to leave their workplace. The findings revealed that demographic determinants (age, tenure and job designation level) are significantly related to turnover intention. Tenure was a highly significant predictor of turnover intention. The major findings to this study were a negative and significant relationship between payment and fringe benefits, working environment: flexi working hours (work-life balance) promotion and recognition towards turnover intention. The study concludes that COLIS may be able to reduce turnover intention through the improvement of factors such as payment and fringe benefit, working environment: flexi working hours (work-life balance) promotion and recognition which would lead to increased job satisfaction and organisational commitment. It is recommended that in order to mitigate turnover intention and increase retention, the talent retention policy, strategy and initiatives should be developed which could incorporate the variables (e.g. payment and fringe benefits, promotion and recognition and training to develop and utilise new skills) of the suggested conceptual talent retention model for COJLIS. A further study to validate a newly developed retention model in COJLIS is recommended. / Information Science / M. Inf.
