Predicting Job Adaptability: A Facet-Level Examination of the Relationship Between Conscientiousness and Adaptive Performance with Autonomy as a Moderator

Indiana University-Purdue University Indianapolis (IUPUI) / Change has become a prevalent feature of today’s organizations, resulting in an increased demand for workers who are able to adapt to the dynamic nature of the environment. Recently, many have suggested that traditional models of job performance should be expanded to include an adaptive performance dimension. Research in this relatively new domain has focused on defining adaptive performance and understanding how it may be predicted. This study contributes to these efforts by testing the personality trait of conscientiousness as a predictor of adaptive performance, with both constructs being studied at their domain and facet levels. The incremental validity of conscientiousness over cognitive ability is also examined, and autonomy is investigated as a moderator of the conscientiousness-adaptive performance relationships. A sample of 212 undergraduate students who work at least 20 hours per week participated in the study by completing an online survey and a cognitive ability assessment. Conscientiousness was supported as a good predictor of adaptive performance overall. However, the predictor-outcome results did vary over the domain and facet levels, emphasizing the importance of studying both levels. At the two-facet level of conscientiousness, the achievement motivation facet was shown to have stronger relationships with the adaptive performance dimensions compared to the dependability facet. At the six-facet level of conscientiousness, the three achievement motivation facets and one dependability facet (i.e., dutifulness) were significantly related to all eight performance dimensions, but the other two dependability facets (i.e., orderliness and cautiousness) were not significantly related to all of the adaptive performance dimensions. Conscientiousness did provide significant incremental validity over cognitive ability at the domain level and for almost all of the facet-level relationships, but cognitive ability was not related to adaptive performance or any other study variables. Autonomy was supported as a moderator with 16 significant interactions uncovered at the facet level. However, these significant interactions only involved three (i.e., interpersonal, learning, and cultural) of the eight adaptive performance dimensions. Overall, these results supported the conscientiousness-adaptive performance relationship and contributed new findings to the adaptive performance domain that have implications for employee selection and performance management.

Moving Beyond Work-Family: Establishing Domains Relevant to Work-Life Conflict

Indiana University-Purdue University Indianapolis (IUPUI) / Theoretically, inter-role conflict can occur between any life domains that place competing demands on an individual. However, inter-role conflict research has mainly focused on the conflict between only two domains: work and family. This limited focus is problematic because it has excluded many other potential life domains in which people participate. In order to focus more attention on other life domains, however, it is necessary to understand which life domains people are participating in. As such, the goal of the present qualitative research was to identify and define the full spectrum of life domains by asking two questions: What life domains are relevant to work-life conflict, and how do people value the various life domains in which they are involved? A total of 13 life domains emerged from the data. Participants engaged in an average of 9 of these domains, indicating that people engage in many activities in life outside just work and family.

Le rôle de la personnalité proactive envers la créativité et l’innovation dans les équipes de travail par projet : le rôle médiateur du leadership partagé

Le but de cette étude est de comprendre les relations que la personnalité proactive des membres d’une équipe de travail peut avoir avec la créativité et l’innovation de cette équipe. Pour ce faire, cette étude se concentrera sur le rôle médiateur du leadership partagé dans ces relations. Cette recherche vise également à comprendre le rôle modérateur de la confiance interpersonnelle dans l’équipe de travail sur la relation entre la personnalité proactive et le partage du leadership. De plus, cette étude se déroule dans le cadre des équipes de travail par projet. Les données utilisées sont de types secondaires et furent colligées lors de simulations « Pegasus » auprès de 1 016 participants regroupés en 198 équipes de travail de 4 à 6 membres. Ces données ont été recueillies grâce à des questionnaires auprès de deux sources, à savoir les membres des équipes et un observateur. Des analyses de régression hiérarchiques et des analyses structurelles (path analysis) ont permis de vérifier les cinq hypothèses proposées dans cette étude. Les résultats obtenus dénotent que la personnalité proactive est reliée significativement au leadership partagé mais n’est pas reliée à la créativité et l’innovation. Le leadership partagé est aussi relié significativement à l’innovation et la créativité. D’ailleurs, les résultats obtenus permettent de corroborer le rôle médiateur du leadership partagé sur la relation entre la personnalité proactive et la créativité et l’innovation. Le rôle modérateur de la confiance interpersonnelle sur la relation entre la personnalité proactive et le leadership partagé n’est pas supporté. La contribution de la présente étude au domaine des relations industrielles est de contribuer à lever le voile sur les processus menant à l’innovation et la créativité dans les équipes de travail par projet ainsi que de reconnaître le rôle central du leadership partagé dans celui-ci. Sur le plan pratique, les résultats obtenus permettent d’appuyer l’importance à accorder à la proactivité et au leadership partagé pour améliorer la créativité et l’innovation dans les équipes de travail. / The aim of this study is to understand the relationships between employee’s proactive personality and the creativity and innovation of their work team. To do so, this study will focus on the mediating role of shared leadership in these relationships. This research also aims to understand the moderating role of interpersonal trust on the relationship between proactive personality and shared leadership. In addition, this study is taking place within the framework of project teams. The data used are of secondary types and were collected during “Pegasus” simulations involving 1,016 participants, 1st cycle graduates from HEC students, grouped into 198 work teams of 4 to 6 members. These data were collected through questionnaires from two sources, namely team members and an observer. The five hypotheses proposed in this study were verified through hierarchical regressions path analysis. The results obtained show that the proactive personality is significantly related to shared leadership but is not related to creativity and innovation. Shared leadership is also significantly linked to innovation and creativity. Moreover, the results obtained attest to a mediating effect of shared leadership on the relationship between proactive personality and creativity and innovation. The moderating effect of the latter is not supported by the results obtained. The contribution of this study to the field of industrial relations is to help lift the veil on the processes leading to innovation and creativity in project teams as well as to recognize the central role of shared leadership in it. On a practical level, the results obtained support the importance of proactivity and shared leadership as key-factors to improve creativity and innovation in work teams.

L’émission des comportements inadaptés au travail : adaptation ou explication quant à la relation entre la perception de la justice organisationnelle et la santé psychologique des individus au travail

La présente thèse de doctorat porte sur la relation entre la perception de la justice organisationnelle, l’émission de comportements inadaptés au travail et la santé psychologique des individus au travail. En plus de développer un outil de mesure des comportements inadaptés au travail et d’entreprendre un processus de validation de celui-ci, le présent travail propose que les comportements inadaptés au travail puissent occuper un rôle soit protecteur ou explicatif dans la relation qui unit la perception de la justice organisationnelle avec la santé psychologique des individus au travail. Au sein de cette thèse, le premier article recense la documentation scientifique quant aux variables de la perception de la justice organisationnelle, de l’émission des comportements inadaptés au travail et de la santé psychologique des individus au travail, ainsi que les liens qui unissent ces variables. Aussi, les modèles conceptuels des rôles modérateur et médiateur des comportements inadaptés au travail sont proposés au sein de la relation entre la perception de la justice organisationnelle et la santé psychologique des individus au travail. Le deuxième article a pour objectif de développer un outil de mesure des comportements inadaptés au travail et de tester ses propriétés psychométriques. Ainsi, des analyses statistiques exploratoires et confirmatoires ont été effectuées. Afin d’appuyer la valeur critériée de l’outil proposé, une analyse corrélationnelle a été réalisée avec le critère de l’adaptation. Certaines valeurs psychométriques de l’outil sont validées par les résultats obtenus. Le troisième article examine empiriquement les modèles conceptuels des rôles anticipés des comportements inadaptés au travail dans la relation entre la perception de la justice organisationnelle et la santé psychologique des individus au travail. La perception de la justice organisationnelle a été vue sous les composantes distributive, procédurale, informationnelle et interpersonnelle. De son côté, la santé psychologique des individus a été observée par le biais des éléments du bien-être et de la détresse psychologique au travail. Les différentes analyses de régressions multiples hiérarchiques ont permis d’observer l’absence du rôle modérateur des comportements inadaptés au travail. Pour sa part, l’utilisation du test de Sobel a démontré la présence du rôle médiateur des comportements inadaptés au travail dans certaines relations. Plus exactement, celles-ci sont la relation entre la justice interpersonnelle et le bien-être psychologique au travail, la relation entre la justice interpersonnelle et la détresse psychologique au travail, ainsi que la relation entre la justice distributive et la détresse psychologique au travail. Finalement, la conclusion de la thèse présente une synthèse des résultats et expose les limites et pistes de recherches futures. / The present doctoral thesis treats of the relation between perception of organizational justice, emission of misbehaviours at work, and individuals’ psychological health at work. In addition to developing and undertaking a validation process for a measuring scale of misbehaviours at work, the present thesis proposes that these behaviours may occupy either a protective or an explicative role in the relationship that unites the perception of organizational justice with individuals’ psychological health at work. Within the thesis, the first article lists scientific literature concerning the perception of organizational justice, the emission of misbehaviours at work, and individuals’ psychological health at work. This article also includes a revue of links that unite the variables presently at study. Following this review, two conceptual models about possible roles played by misbehaviours at work in the relationship between perception of organizational justice and individuals’ psychological health at work are developed. More precisely, these models are conceptualisation of the moderating and mediating roles of inadequate work behaviours. The second article’s goal is the development of a measuring scale for misbehaviours at work and testing its psychometric proprieties. In this context, exploratory and confirmatory statistical analyses were made. Also, in order to support the criterion value of the proposed tool, a correlation analysis was made with the criteria of adaptation. The results showed that certain psychometric values were validated. The third article empirically examines the conceptual models developed about the possible roles played by misbehaviours at work in the relationship between perception of organizational justice and individuals’ psychological health at work. Organisational justice perception was analysed under distributive, procedural, informational and interpersonal components. As for individuals’ psychological health at work, it was observed through the psychological well-being and distress elements. The different multiple hierarchical regression analyses helped observe the absence of a moderator role for misbehaviours at work. Using the Sobel test showed the presence of a mediator role for misbehaviours at work in the relationship between the interpersonal organizational justice component and well-being, as well as psychological distress at work. This same test highlighted the mediator role of misbehaviours at work in the relationship between the distributive component of organizational justice and the psychological distress at work of individuals. Finally, the conclusion of this thesis presents a synthesis of the results and highlights the limits and future research ideas.

The impact of transformational leadership on subordinate job satisfaction

The aim of the study was to determine the impact of transformational leadership styles of managers on subordinates' job satisfaction, in a steel and mining company. Leadership was conceptualised from the trait, behavioural, contingency and neocharismatic theories. Job satisfaction was derived from content and process theories.The literature highlighted leadership and job satisfaction theories, the changing context of leadership and research of both transformational leadership and job satisfaction. The study was exploratory and a random sample (N=126) was used. The Multifactor Leadership Questionnaire was used to measure transformational leadership and the Job Satisfaction Survey was used to measure subordinate job satisfaction. The results indicated that there was a significant impact of transformational leadership styles of managers on subordinates' job satisfaction, more specifically, in terms of fringe benefits and pay dimensions of job satisfaction, as well as the biographical variable, age. The relationship between organisational culture and financial performance in a South African investment bank

This research explores the relationship between the organisational culture and financial performance of a South African investment bank by means of quantitative research. The Denison Organizational Culture Survey was used to measure the organisational culture of the investment bank and was administered to a sample of 327 employees. Income statement ratio analysis was selected as a means to assess the financial performance. The results indicate that very few of the financial measures selected could be shown to be correlated with the organisational cultural traits or subscales. Correlations between the cultural dimensions of team orientation, agreement, customer focus and vision were found with certain financial measures. Although these correlations were above the 0.50 level, the levels of significance were not sufficient in all cases to draw conclusions with confidence. A comparative study of the trust audit results of three business units of a South African company

The general objective of this research was to do a comparative study of the Trust Audit results - obtained during 2000 - of three Business Units of a South African Company in order to determine whether there are any significant differences between them regarding the ”Big Five” personality dimensions and the ”Managerial Practices” dimensions. Trust has been found to be an essential ingredient in all organisations, providing the impetus for employers to gain a better understanding of the building blocks of organisational trust and to restore eroded trust. The intensity of any trust relationship will depend on certain facilitators of trustworthiness which may facilitate or impede the flow of trust. Research studies indicate that organisations with high levels of trust will be more successful, adaptive, and innovative than organisations with low levels of trust or pervasive mistrust. Positive results were indicated for all Business Units regarding the personality aspects. The most positive ”Big Five” dimensions were conscientiousness, extraversion and agreeableness while the lowest dimension was resourcefulness. Overall results regarding managerial practices indicated that not enough information sharing took place and that this had a negative effect within the work environment. The credibility dimension, being lower than the others, indicated that better credibility of persons that are reported to, could improve trust and optimal functioning within the working environment. Team management, work support and trust relationship were viewed positively by all Business Units. One of the main conclusions of this research was that managers/leaders have a pivotal role to play in creating high-trust organisations and engendering trusting relationships. / Industrial and Organisational Psychology / M.Comm. An investigation into the organisational leadership brand concept for public listed South African organisations

The leaders of South African public listed organisations need to investigate new business solutions to enhance and sustain organisational effectiveness. Public listed South African organisations on the Johannesburg Stock Exchange (JSE) were selected as the organisation type for this study. This study was motivated by the need for public listed South African organisations to explore organisational leadership as a means to assist in differentiating their organisations from competitors, thereby enhancing organisational competitiveness. The primary research objective of this study was to investigate and establish an organisational leadership brand concept model for public listed South African organisations. The discussion of the literature covered the global and South African business context, the concepts of the nature of organisational leadership, brand and organisational leadership brand, and emminated in an exploratory conceptualisation of organisational leadership brand for public listed South African organisations. The pragmatic paradigm was used as the foundation of this study. The study adopted an exploratory, sequential mixed methods research approach, combining a qualitative emphasis and supportive quantitative research approach to conduct the exploratory research. The qualitative findings proposed the concepts: the nature of organisational leadership and organisational leadership brand, including stakeholders and these concepts served as the basis for designing the quantitative survey questionnaire. The quantitative results indicated reliable questionnaire items, and based on the exploratory statistical analysis of the multivariate linear regression equation, described the organisational leadership brand (OLB) concept exploratory model with the best fit. An integration of the qualitative findings and quantitative results provided the empirical support to achieve the primary research objective. The OLB concept model integrates the concepts of organisational leadership and organisational leadership brand. The study contributed across the methodological, theoretical and practical domains as follows: the nature of organisational leadership for South African public listed organisations was conceptualised; the elements comprising the concept of OLB for public listed South African organisations was described; the OLB concept model for public listed South African organisations describes the development of organisational leadership brand equity through four levels of organisational leadership brand equity development; and the OLB concept model for public listed South African organisations may assist by providing guidance for the senior leadership of organisations in establishing organisational leadership brand equity. The relationship between the coping resources and psychological career resources of graduates

This study explored both the relationship between coping resources (as measured by the Coping Resources Inventory) and psychological career resources (as measured by the Psychological Career Resources Inventory) and also whether individuals from different gender and employment status groups (part-time work experience versus no work experience) differ significantly regarding their coping resources and psychological career resources. A cross-sectional survey design and quantitative statistical procedures were used to analyse the data which was obtained from a purposive non-probability sample of N = 197 early career unemployed, black graduates. The results showed significant positive associations between psychological career resources and coping resources. It also emerged that the male and female participants differed significantly with regard to their emotional, spiritual and physical coping resources and the psychological career resources of career harmonisers and career drivers. In addition, it was found that those participants who had part-time work experience displayed a significantly higher need for career venturing and also manifested higher behavioural adaptability than those who had no work experience. Transformative effects of a postmodern group-based leadership coaching programme

The postmodern organisation and its leaders are faced with relentless turbulence and change and a compelling economic drive for success. The recent exponential rise in the popularity of coaching can be ascribed to the business need for the development of leadership bench-strength. Appreciative inquiry (AI) claims to be a source of untapped strength for organisations in the postmodern world and a source of sustainable solutions and genesis for energy. However, the scarcity of evidence of coaching linked to a postmodern stance, incorporating AI principles, as well as using group-based coaching methods, provided an opportunity for this study to respond to the challenges and contribute to the theory and practice of leadership coaching in the organisational setting by investigating the transformative effects of a postmodern group-based leadership coaching programme (LCP) on leaders’ personal and professional perspectives. The premises suggest that postmodern group-based coaching is a practical and cost-effective methodology in multi-cultural international organisations. Furthermore, postmodern coaching in groups can transform the personal and professional perspectives of leaders, specifically in transforming future plans, goal-directedness, confidence, resilience, hope, subjective well-being and empowerment as a leader, as well as broadening life outlooks. Key transformative themes were identified: self-knowledge, appreciation of others, broader vision, self-control and work-life integration. This applied study has made a valuable contribution to the body of research in the area of postmodern and group-based coaching. Replication of the study in other industries, setting and with different levels of leadership, training of postmodern coaches and robust follow-up coaching were identified as opportunities for further exploration. / Industrial & Organisational Psychology / D.Lit. et Phil.
