"Många kommer in och många går ut" : En kvalitativ studie om personalomsättningen i managementkonsultbranschen

Forskning tyder på att organisationers framgång beror på deras arbete med Talent Management (TM). Då talanger är managementkonsultbolags produkt bör arbetet för att bibehålla dem vara av högsta prioritet, men trots det råder en hög personalomsättning i managementkonsultbranschen. Mot den bakgrunden är syftet med studien att skapa förståelse för förhållandet mellan personalomsättningen i managementkonsultbranschen och managementkonsultbolagens arbete med TM. Genom en kvalitativ forskningsmetod intervjuades managementkonsulter från bolag som representerar det system som karaktäriserar managementkonsultbranschen. Studiens resultat fann att managementkonsultbolagen arbetar aktivt med samtliga TM-aktiviteter, men att vissa prioriteras mer än andra. Mängden resurser som läggs på TM-aktiviteter har utifrån studiens resultat en inverkan på personalomsättningen på kort sikt, men långsiktigt har yttre faktorer en större inverkan på talangernas kvarvarande på bolagen. Slutsatsen som därmed kan dras är att förhållandet mellan personalomsättningen i managementkonsultbranschen och managementkonsultbolagens arbete med TM-aktiviteter är starkt på kort sikt, men svagare på lång sikt.

The Strategic side of Global Talent Management : Thematic literature review with a conceptual reasoning

Today's organizations face a global talent shortage, where they struggle to find and develop the talents needed to gain a competitive advantage in the global labor market. The war for talent has shifted from a national to a global scale, affecting organizations Human Resource Management strategies. As a result, scholars argue that the implementation of Global Talent Management (GTM) in the organization's business strategy can facilitate the work by gaining a competitive advantage. Due to globalization, organizations face rapidly changing global environments, affecting the strategies of GTM. The specific contribution from this study is to examine the relevance of the internal drivers affecting GTM, identified by Tarique and Schuler in 2010 as regiocentrism, international strategic alliances, and required competencies, for future research and practical implementations. The findings declare that although the framework from 2010 still is relevant in some aspects, globalization has led to new internal drivers being presented in current literature. New aspects as defining a talent philosophy, adopting an alternative employment arrangement and developing an attractive employer branding have been identified as important internal drivers within GTM. These drivers are described and presented in a conceptual model, developed from the framework by Tarique and Schuler (2010).

Talent management : Retaining and managing technical specialists in a technical career

The purpose of this thesis is to investigate talent management and how companies should work with talent management in order to retain and manage technical specialists in a technical career. Talent management is found to be important for modern organizations because of the advent of the knowledge economy, new generations entering the workforce and the need for businesses to become more strategic and competitive, which implies new ways of managing human capital. Furthermore, talent management is motivated by the fact that it has been found to lead to higher corporate profits when it is connected to the corporate strategy. The research method in this thesis is qualitative, and based on a case study of an organization in Norway active in the oil and gas industry, where qualitative semi-structured interviews have been performed. Moreover, the findings are compared to a set of industrial companies located in Sweden, which are similar in size to the case company and have similar needs for technical competence. The analysis of the empirical material in conjunction with the literature leads to our suggestions that there is a need for connecting the HRM practices with the corporate strategy, that the career concept needs to be redefined, and that talent management needs to integrate HR practices. Furthermore, communities of practice are suggested as a tool for developing technical specialists and rewarding them in their work. To guide organizations in executing talent management, we propose a model based in the strategy of the firm.

Winston Churchill observed that the “ empires of the future will be empires of the mind”. Challenges and opportunities brought by globalization and knowledge-based economy force organizations to prioritize acquiring and managing cross cultural high end talents. Despite the global economic downturn, companies are having trouble finding people who are their “best fit”. This researched proposed an “employer brand framework” that focuses on building successfulemployer brands for B2Bs in the ICT industry to enhance their appeal to talents with vital skillsthat help organizations to win in the global market competition. For this purpose, Swedish telecom giant, Ericsson AB, has been studied as a case study.The thesis first carries out a literature study to give an in-depth overview of existing theories, concepts and applications related to employer branding activities. Then the research methodology is explained followed by the development and presentation of the employer brand framework for B2Bs in the ICT industry. Furthermore, the study case is introduced in which the framework is applied. Finally, the conclusion and areas for future work are presented.

Denna uppsats behandlar definition och attraktion av så kallade “talanger”. Det identifierade problemet är organisationers utmaningar med att attrahera individer med önskvärd kompetens på en konkurrensutsatt marknad. Vidare utvecklas problemet när det samtidigt uppstår en global kris i form av en Covid-19 pandemi. Denna studie ämnar således att undersöka hur organisationen IKEA har attraherat talanger under Covid-19 pandemin utifrån deras synsätt på dessa. Forskningsmetoden var av kvalitativ ansats och uppsatsens empiri tar sin grund i semistrukturerade intervjuer. Analysen baseras på uppsatsens teoretiska ramverk kring talent management, employer branding och employee value proposition. Detta för att nå en slutsats kring hur IKEA har attraherat talanger under Covid-19 pandemin. Studiens slutsats är att IKEA definierar talanger genom ett objektorienterat synsätt. Samt att dessa har attraherats under pandemin genom fortsatt rekrytering, ett inifrån- och ut tänk, internrekrytering och genom att ha byggt ett starkt employee value proposition från grunden. Slutligen visar genomförd studie att IKEA inte upplevt större utmaningar med att attrahera talanger under Covid-19 pandemin än vad fallet annars varit.

Diversity, Equity, Inclusion, and Information Systems : A qualitative study on how DEI teams in Canada interact with information systems

Diversity, equity, and inclusion are concepts that have been embraced by organizations in the past years. More and more, companies understand the need to leverage diversity, equity and inclusion in their workforce, and a group of professionals have emerged to support them to achieve this goal: the DEI teams. These workers play a role in advising organizations about the best talent management practices that support a DEI friendly work environment.   The Information Systems (IS) field has also studied how organizational structures interact with information systems and how they impact each other. Therefore, it is also necessary to learn about the DEI professional’s perspective on how their work in the organizations interact with information systems and technologies.   Moreover, the DEI concepts and the work of DEI professionals have become popular in Canada in the past years, however, there has not been enough research in the IS field on how information systems impact diversity, equity, and inclusion in the workforce. For this reason, this research aims to contribute to the IS field by adding some piece of knowledge regarding the interaction between the work of the DEI professionals and information systems.   Following a qualitative research approach, some interview was conducted with eleven DEI professionals from different organizations and job positions in Toronto, Canada. The interviews focused on their experience and perception of how information systems can support or impact their efforts to leverage diversity, equity, and inclusion in their organizations’ workforce. The data collected during the interview was analysed which led to seven main concepts.   The results have shown a positive perception of the DEI professionals in Canada regarding the use of network or social media platforms such as LinkedIn and Facebook in helping organizations to leverage DEI in their workforce. The DEI professionals’ focus on targeted recruitment also has shaped their interactions with the information systems. However, the participants shared some concerns regarding the quality of the data collected from self-identification forms as well as the use of the automated cv screening tools.

Strengths And Talents Of Potential Administrators In Orange County Public Schools, Florida

With the increased demands on principals and a shortage of qualified, acceptable candidates, school districts that have to replace principals are in a difficult position. These factors, combined with the importance that the principal role has in relation to student achievement, make the identification of potential administrators and the hiring process for new administrators a top priority for all school districts. This study answered the following two major questions; a) what characteristics or talents, as identified by the StrengthsFinder profile, did Orange County Public School principals in 2007 look for in identifying potential school administrators and b) what differences, if any, exist within the existing variables (school level, certification, gender, and prior experiences). The Clifton StrengthsFinder Profile was utilized to identify the strengths or talents of a group of 61 teachers within Orange County Public Schools (OCPS) who were identified by their principals as potential school based administrators. Of those 61 participants in the Aspiring Leader Academy, the following five strengths were most commonly identified: a) Relator (45.9%), b) Achiever (37.8%), c) Responsibility (37.7%), d) Learner (36.1%) and e) Maximizer (25.9%). In comparing talents across demographic data, the talents identified for participants at all levels (elementary, middle, and high) were not statistically different, supporting the notion that talents principals looked for in identifying potential administrators were relatively the same at all three levels.

An Institutional Perspective on Talent Management. Four Case Studies in the Banking and Petroleum Sectors in the Sultanate of Oman

Talent Management (TM) is of growing interest within academia and in the strategic HRM literature in particular. Despite many attempts to study TM from different perspectives, it remains an ambiguous and elusive concept that is difficult to define and hence challenging to explore and address. Studies on TM are based within Western contexts and therefore it is questionable whether TM models and theories are transferable to other nations and contexts. This research examines the nature of TM in the Middle Eastern context of Oman, from the perspective of Institutional Theory. Through a qualitative, multiple case-study approach, data was collected from four banking and petroleum-sector organisations through semi-structured interviews. The findings suggest that the different influences of institutional pressures (e.g. nationalisation, competition, organisational characteristics) have significantly shaped TM in these organisations. The findings show that TM effectiveness and sustainability depends upon a range of factors including: generational differences, employee expectations, the role of expatriates and national culture. Thus, TM and its approach has to be understood and framed within the context of institutions which interact with organisational characteristics; this shapes the way in which the organisations define their TM approach in order to seek legitimacy, business continuity and effectiveness. / Ministry of Manpower (Singapore)
