Mentorskap i traineeprogram – Karaktärsdrag som påverkas hos mentorn och adepten

<p>With an attractive trainee program company’s today hope to attract young devoted people. In the frame of a trainee program, there has been a special focus on a formal mentorship in an effort to develop characteristics with the mentor and protégé. Therefore this study discusses the subject mentorship in trainee programs. </p><p>Which characteristics are affected with the mentor and protégé during a mentor relationship in a trainee program? </p><p>The aim of the study is to create an awareness and knowledge of the mentor and the protégés understanding of which characteristics are affected in a mentorship relation after a completed trainee program. The study’s theoretical frame of reference was built around four main points; trainee program, mentorship, mentor relationship and which characteristics that are affected with mentors and protégés. In order to find out which characteristics that are affected with mentors and protégés in a mentor relationship, we have chosen to do a qualitative survey research with a deductive approach. The empirical data has been collected, using open individual interviews. The conclusion made is that a mentor relationship does not affect mentors especially much, except the mentor’s emotional stability and their ability to reflect. All the protégés characteristics on the other hand are affected during a mentor relationship in a trainee program. During this study we have concluded several interesting factors that may lead to proceeding research, for example testing the generalization of the theoretical model. Another approach is to apply the model in other contexts, for example in other leadership contexts or quality contexts.</p>

Trainee programs - A source of success? : An explorative study of companies in the Swedish IT-Industry

<p>Background: Firms are today competing for educated and qualified people within the IT-industry, due to the high business activity. Firms require new employees to have both a formal education and relevant work expe-riences. Newspaper articles state that IT-companies have difficulties finding qualified employees and that they also see this shortage of competencies as the most prominent hinder to economic growth. To handle this shortage are an increased amount of companies starting structured training activities for their new employees, which by general terms is called trainee programs. Purpose: The purpose of this study is to do an explorative study of compa-nies in the Swedish IT-industry, to see if and why a trainee program could be a source of competitive advantage. Method: A qualitative approach has been applied when collecting data. Four small case studies were made by interviewing top managers and col-lecting company related information. The companies had diverse sizes and different experiences from trainee programs. The data was analyzed with the Resource-based view as a guiding theory applying the VRIN framework. Conclusion: By doing the studies three value adding aspects was found. They were staffing/recruitment, marketing and, organizational learning and development. Within the resource-based views boundaries were: recruitment and staffing found to be a source of at best tem-porary competitive advantage, the same conclusion applies for trai-nee program as a marketing tool. Organizational learning and de-velopment could be seen as a source of competitive advantage due to the complex impact a trainee program has to an organization. To summarize the above mentioned; trainee program could be a source of sustainable competitive advantage. Three obstacles for implementing trainee programs were found; feeling of being to small, short-term thinking and the lack of time.</p>

Chefer och mångfald : En kvalitativ studie om sektionschefers uppfattningar om och erfarenheter av ett trainee-program

Studiens syfte har varit att beskriva och analysera sektionschefers uppfattningar om och erfarenheter av ett trainee-program för ökad mångfald på ÅF. I studien har det undersökts dels hur sektionscheferna anser att trainee-programmet har fungerat, dels vilka hinder och möjligheter de beskriver i arbetet med kulturell mångfald. Vidare har det studerats hur sektionscheferna ser på sin ledarroll och vilka strategier de haft i sitt arbete med trainee-programmet. Undersökningen genomfördes genom fem kvalitativa intervjuer. Sektionscheferna som ingick i studien arbetar på olika orter i Sverige och de har haft minst en anställd från trainee-programmet i över ett år. Resultatet visar att sektionscheferna anser att trainee-programmet i stort har fungerat bra. Olikheter berikar varandra, man kan nå fler kunders behov med olika kulturer i arbetsgruppen samt att man lär av varandra var möjligheter som lyftes fram. De hinder som beskrevs var främst kopplade till kommunikativa och språkliga hinder. Det framkom varierade resultat gällande sektionschefernas ledarskap där en del ansåg att de inte haft några särskilda strategier och andra ansåg att de anpassat sitt ledarskap mot medarbetare från trainee-programmet.

This thesis is focused on analysis of current functioning of the trainee program at Nutricia a.s. The aim of theoretical part is to summarize the theoretical knowledge in the field of talent management and formulate a theoretical basis for the practical part. The subject of the practical part is to describe the trainee program at Nutricia and evaluate the current process based on the survey conducted among the participants. The aim of the thesis is to prove or disprove the hypothesis, to find the strengths and weaknesses of the program and give specific proposals and recommendations to improve the system. The main contribution of this work is provide the view of the participants on the trainee program and their expectations and create a comprehensive document which can be used for internal purposes of the company as it describes and evaluates the progress of the program.

Diplomová práce je zpracována na základě dvouroční praxe ve firmě Škoda Auto v oddělení Personalistika managementu, konkrétně pak ve skupině personálního rozvoje. Mezi cílové skupiny tohoto oddělení patří studenti, trainees (absolventi vysokých škol), uchazeči do managementu a management. Cílem práce je v teoretické části představit problematiku vzdělávání a rozvoje z hlediska zajištění konkurenceschopnosti firem. V první kapitole práce je popsáno řízení lidských zdrojů a v druhé kapitole naváže na toto téma problematika vzdělávání a rozvoje pracovníků. Třetí část je věnována praktické stránce diplomové práce. Je zde popsána historie a současný vývoj firmy Škoda Auto a následně současný stav vzdělávání řídících pracovníků v podniku, se zaměřením na Trainee program. Tento program je následně detailněji popsán a jsou zde zhodnoceny všechny jeho kladné a záporné stránky. Nedílnou součástí je i průzkum mezi bývalými účastníky Trainee programu, z něhož je čerpáno při vytváření návrhů na zlepšení Trainee programu.

Syfte: Genom att svara på våra tre frågeställningar vill vi skapa en större förståelse för vad som driver medarbetare att vilja axla en chefsposition. Genom denna förståelse vill vi också kunna bidra till vetskapen om hur arbetsgivare på ett bättre och genomtänkt sätt kan möta dessa drivkrafter för att fånga upp kompetenta kandidater till vakanta chefspositioner och på ett hållbart och långsiktigt sätt säkerställa sin chefsförsörjning. Metodik: En fallstudie på Landstinget i Kalmar län har genomförts utifrån ett abduktivt angreppssätt. Genom en kvalitativ forskningsstrategi har data samlats in med hjälp av halvstrukturerade intervjuer. Slutsats: Studiens deltagare uppfattar att chefspositioner präglas av ensamhet, högt ställda krav samt möjligheter att påverka organisationen och sin egen arbetssituation. Vidare är drivkraften bakom viljan att bli chef att kunna påverka och skapa resultat för och tillsammans med medarbetare. Det är också en drivkraft att utvecklas personligen, från medarbetare till positionen som chef samt i rollen som chefspositionen medför. För medarbetare vars utveckling stagnerat i grundprofessionen utgör chefspositionen nästa steg för personlig utveckling, vilket kan väcka ett intresse och en drivkraft mot chefspositionen. I traineeprogrammet motsvaras individens förväntningar då mycket fokus ligger på självutveckling och utformning av ledarskap. Dock uppstår ett problem när chefspositionen sedan inte ger utrymme för chefer att få utlopp för sina drivkrafter. Chefspositioner har visat sig kräva mycket annat än just möjligheten att utöva ledarskap. Bland annat äts chefer upp av mängden administration, koordinering och möten och lite tid blir således över för ledarskap. / Purpose: By answering our three research questions, we want to create a better understanding of what motivates people to become managers and to undertake the responsibilities and expectations that comes with the position. Through this understanding we also want to contribute to the knowledge of how employers in a better and well-reasoned way can meet these motivation factors in order to capture qualified candidates for vacant management positions and in a sustainable and long-term way ensure its supply of managers. Methodology: A case study on the Kalmar County Council has been conducted with an abductive approach. Through a qualitative research method data has been collected using semi-structured interviews. Conclusion: The study's participants perceive that managerial positions are characterized by loneliness, high requirements and opportunities to influence the organization and their own work situation. Further, the motivation factors behind the desire to become a manager are to be able to influence and create results for and with employees. Another motivating factor is personal development, in terms of advancing from employee to manager, as well as the ability to develop in the management position itself. For employees whose development has stagnated in their profession, the manager position can offer a possibility to further development, which can arouse an interest for management. The trainee program has been shown to correspond to the individual's expectations where focus lies within self-development and the configuration of leadership. However, a problem arises when in the next step the management positions does not allow managers to vent their motivations. Management positions have been shown to require more than just the ability to exercise leadership. For instance is the ability to exercise leadership inhibited by the amount of the administration, coordination and meetings which leaves little time for leadership.

Förett företags konkurrenskraft och överlevnad är det idag av stor vikt att ha enfungerande rekrytering och kompetensförsörjning som matchar företagets behovmed individens. Syftet med denna kvalitativa studie var att undersökaupplevelser av arbetsrelaterad motivation och lojalitet vad det gällerdeltagande i ett Traineeprogram. Två fokusgruppintervjuer med fem deltagarefrån år 2011 och fem deltagare från 2012 ligger till grund för studien. Dataanalyserades med kvalitativ tematisk dataanalys och huvudresultatet visademycket positiva upplevelser av motivation och lojalitet. Resultatet visade attdeltagarna upplevde att de fått en god inblick i hela organisationen och därmedutvecklat bättre förståelse, engagemang och tillit. Det till följd av attföretaget sett till individernas behov, förväntningar och personliga utvecklingvia traineeprogrammet. En slutsats var att organisationen kan stärka individensmotivation och lojalitet genom att arbeta med kommunikation, ledarens roll samtorganisationsklimatet. / It is very important for a company's competitiveness and survival to have an effective recruitment and skills that match business needs with the individual´s. The purpose of this qualitative study was to examine the experiences of work-related motivation and loyalty in terms of participation in a trainee program. Two focus group interviews with five participants from 2011 and five participants from 2012 formed the basis for the study. Data were analyzed using qualitative thematic data analysis. The main results showed a very positive experience in terms of motivation and loyalty. Participants felt that they had a good insight into the entire organization and thus developed a better understanding, commitment and trust, as a result of that the company had recognized individuals' needs, expectations and personal development via the trainee program. One conclusion was that the business can support the individual's motivation and loyalty by working with communication, leader role and the organizational climate.

Socialarbetares inträde i arbetslivet : En kvalitativ studie om socialarbetares upplevelse av relationen mellan utbildning och arbete

The purpose of this study was to examine social worker's experiences of the relationship between education and work. This was done by analyzing how social work students during a trainee program meet job-specific tasks. To answer the study's purpose, we have set up four issues: "What skills will be visible in the transition from education to working life?", "What experiences are characterized in the social worker’s practical work?", “How do the social workers adjust their knowledge from education to work” and “Which support for learning does the trainee program give?". The study is based on qualitative semi-structured interviews. We interviewed five social workers who are participating or have participated the trainee program. The material has been analyzed based on our chosen theories of situated learning. The results show that what social workers have done within the framework of the trainee program forms a distinct relationship between education and work. What the social workers have experienced as important in the trainee program is talking with others at the workplace, observation of experienced colleagues and participation in practical sessions.
