The relationship between quality of work life factors and organizational commitment within the pulp and paper industry in the Durban Metropolitan Area

Submitted in the fulfilment of the requirements for the Degree of Doctor of Technology: Management, Durban University of Technology, 2012. / It has become imperative for organisations to create family-friendly work-environments, where employees can effectively balance work and family life, in order to ensure employee satisfaction and increased productivity. A critical review of the quality of work life factors and organizational commitment literature was therefore conducted, in order to ascertain their psychometric applicability to knowledge workers within the Pulp and Paper industry in the greater eThekwini Metropolitan Area. A total of 450 questionnaires were distributed to employees in the pulp and paper industry within the eThekwini metropolitan area. The employees were randomly selected, while the organisations were stratified selected. A questionnaire was used to measure the different dimensions of quality of work life factors as well as the different dimensions of organisational commitment. The gathered data was processed through an SPSS program. A number of statistical tests were then performed on the collected data, where biographical variables were compared with the independent variables. The questionnaire was considered moderately reliable because the overall coefficient alpha was 0.525. The Pearson’s value indicated that there was a positive relationship at 0.01 level of significance between the majority of the quality of work factors (organizational climate, task characteristics, job satisfaction, role behaviour, utilization and future orientation) and the organisational commitment. No relationship was found between remuneration and organizational commitment. There was no significant difference in organizational commitment across the biographical variables of marital status, age, length of service and span of control. There was, however, a significant difference in organizational commitment across different levels of education. The Analysis of variance indicated that there was no significant difference in organizational commitment across marital status group. There was however a significant difference in organizational commitment across length of service. There was a significant difference I organizational commitment across supervisory span of control. The results from the hierarchical multiple regression indicated that with the exception of age, education and experience, all other demographics variables do not have an impact on affective commitment. The results also indicated that age, education and experience had an impact on continuance commitment. Similarly, age and education contribute significantly to normative commitment. The structural equation model comparative technique was performed to all constructed models and indicated that all models had a good fit in relation to the data based on the GFI. The best-fitting model for consequences demonstrated that organisational citizenship behaviour and procedural justice were important variables. Apart from that, affective, continuance and normative commitment were also found to be part of the model.

Flourishing at work : exploring the link between subjective well-being and productivity

Thesis (MBA)--Stellenbosch University, 2015. / ENGLISH ABSTRACT: Flourishing employees are happier, more creative, better at problem solving, take less sick days and stay at companies for longer. Considering all the successful business outcomes if employees are flourishing, management should actively measure and promote subjective well-being. This research explored the concept of happiness and the features of subjective well-being. It further measured the levels of subjective well-being and compared this with staff turnover and sick leave at a law firm in Johannesburg. The research found a strong link between high levels of well-being, considered as flourishing, and productivity. The results also revealed a strong inverse relationship between flourishing and loneliness, validating the adage that we are social creatures. Lastly, the research found that healthy employees consider themselves happier than unhealthy employees do.

This study examines how the themes of Swedish society- and working life are depicted in two textbooks for SFI, (Swedish For Immigrants); Mål 2 and Samspråk 2. Do the students receive a language that is useful for an active life in society and on the labour market through this educational material? Mål 2 and Samspråk 2 have been reviewed partly by a hermeneutic content analysis, partly via two interviews and two phenomenological surveys, targeted towards students, and towards teachers. The interviews of the two teachers show that Mål 2 is suitable for pupils at the C-level and at the beginning of the D-level and that Samspråk 2 prepares the students well for the national and final D-test. The content analysis shows that among the 193 pages of Mål 2, only about 20 deal with the theme of working life, while the societal themes are dealt with in about ten pages, but also occasionally woven into the text. The diversity in today's Swedish society  does not appear in the text, writing tasks are not included in the  textbook and the student is not fully challenged linguistically by the sentence structure in the fictional texts, though the nonfiction texts are more sufficiently challenging. Regarding Samspråk 2, the societal life permeates the text, while the work theme is treated in four chapters of six. The content is clearly inclusive in terms of diversity and the text is linguistically challenging, for some pupils perhaps even too challenging. The survey targeted towards the teachers regarding Mål 2 gave 57 % positive responses and thus 43 % negative responses. Regarding Samspråk 2 there were not enough responses, only three. Regarding the student responses on Mål 2, 79 % of the student responses were positive, while 87 % of the student responses regarding Samspråk 2 were positive.

The purpose of this case study is to explore how tenured women with children describe their experiences; to discuss what institutional structures and policies they identify as influencing their advancement; and to see what they identify as the benefits, rewards, challenges, and/or sacrifices related to having tenure. Ultimately, a collection of sensitizing themes and descriptions emerged. The intent was to better describe the specific experiences of women using an adult education theory that has a core emphasis on personal wellbeing and theoretical parameters for successful work-life negotiations. The journey for mothers who seek tenure is an arduous one. The benefits, rewards, challenges and sacrifices are multidimensional and have complex implications for the lived experiences described it his study. The word balance may not accurately describe the association between the roles a mother-scholar plays. The mothers in this study described negotiation between responsibilities and deadlines and the integration of work at home as well as the integration of home at work in such a way that the two sides were inseparable. Acclimating to the fact that the role of mother and scholar are inseparable suggests theoretical movement toward a position that values the merit of the transformational learning that occurs as a result of motherhood as a positive occurrence. / Dept. of Educational Studies

Academics, practitioners and media agree that the topic of work-life balance is on the agenda and valued by the new business generation. Although Sweden might be considered a working friendly country, the management consultancy industry is not recognized to be the same. With an institutional perspective we will through a discourse analysis investigate the communication on Swedish management consultancies web pages in order to explore how consultancies relate to the work-life balance discourse. In this study we look at work-life balance communication as a continuum with abstract and concrete as two opposites where the level of concreteness will decide the level of responsibility dedicated from the organizations regarding employees` work-life balance. Our findings suggest that the discourse is mostly composed of abstract descriptive talk, which indicates that the communication exists as a legitimizing result of institutional pressures, and might not be an essential matter for the concultancies` everyday practice. A big part of the responsibility to achieve a work-life balance is put upon the individual employee and even though initiatives are presented they are seldom followed up by concrete targets or supported with results.

Bakgrund: Tiden har blivit en av de viktigaste resurserna i världen. Tidspressen har ökat och drabbar alltfler arbetare och ledare med ohälsa i arbetslivet. Risken är stor att organisationer missar en del av sitt lärande och sinprestanda då det blivit allt svårare att hantera tidsproblematiken. Syfte: Attundersöka vad som begränsar tid, men också vad som frigör den hos chefer ochinom organisationer samt hur dessa aktivt arbetar med tidsproblematiken och dess upplevelser. Design/metod/tillvägagångssätt: Uppsatsen inspireras av socialkonstruktivism och grundad teori. Det ingår i chefernasarbete att hantera flera tidsdimensioner samt gränser. På så sätt har de benägenhet att utveckla nya strategier för att både kunna hantera och optimera tid. Resultat: Påfrestningen av att alltid vara tillgänglig, hantera en stor mängd information samt svårigheten att prioritera informationen beskrivs som tidskrävande. Cheferna ansåg att tiden kan optimeras genom att vara tydliga gentemot sina anställda och våga delegera uppgifter. Dessutom kan tidsproblematiken hanteras genom att utveckla tidsrum och ställa om till ett mer processorienterat förhållningssätt. Praktiska konsekvenser: Uppsatsen medför en djupare förståelse i hur ledare förhåller sig samt hanterar tid. Ledarens egna tidsstrategier kan vara organisations framtida strategier. Det finns indikationer på att nya informationspolicy är nödvändiga och håller på att utvecklas med syfte att minska tidspressen som orsakas av informationsmängd. / Background: Time is becoming one of the most important resources in the world. The pressures of time are becoming stronger and more common affecting workers and leader’s work life and health. Organizations can right now be losing some of their potential learning and performance by not dealing with time pressures.      Purpose: To find out what constrains organizational time, but also what enables it, how leaders and their organizations manage time.  Design/methodology/approach: This paper takes inspiration from social constructivism and ground theory.  It is a part of manager’s work to understand and manage a broader time dimension and boundaries. In doing so, they tend to develop and construct strategies to manage and optimize time.  Results: The pressure of always being accessible, dealing with a big amount of information and the difficulty of prioritize information where pointed out to be time consuming. Leaders believed that time can be improved by being clear to their employees, delegating tasks. Also by creating new improvement and set-up unscheduled time such as time rooms, to readjusting a more process-orientated attitude towards time.      Practical implications: This paper offers a contribution to understand how leader’s approaches, strategies and methods in time management can be used as organizational strategies for managing time. There are indications that a new set of information policies are at moment being developed in order to deal with overload of information.

Experience of work-life interaction in the mining industry : a phenomenological study / Dezré Jacobs

Hardly any research has been done on work-life interaction (WLI) in the mining industry in South Africa. Mining is a high-risk profession and the custom of reducing the occurrence of morbidity and inhumanity in these industries must be gainfully considered. Many of the individuals who work in the mining industry are shift workers. Individuals who are working shifts often appear to have little time for non-work related commitments. Their families, personal health, socialising with friends, maintenance of their households and hobbies do not receive the necessary attention, which cause an imbalance of work and life. The general objective of this research was to study the experience of WLI of two cultural groups (Afrikaans and Setswana-speaking individuals) in the mining industry and more specifically, to determine certain antecedents, consequences and strategies used with regards to WLI. A non-probability purposive voluntary sample of 25 mineworkers was taken from the Northern Cape Province. Participants consisting of males and females were stratified in terms of language (Afrikaans and Setswana). Data collection for this research consisted of a pilot study, qualitative interviews and field notes, The data was transcribed verbatim and checked by independent researchers. Content analysis was used to analyse the data. It was found that Afrikaans males, Setswana males and Setswana females experienced pressure and stress at work, where the Afrikaans females did not have that same experience. Several antecedents (e.g., pressure at work, heavy workload, stress, and family obligations) that led to definite consequences (e.g., lack of quality time for self and family, physical and emotional strains, and low levels of productivity), as well as the strategies (e.g., prioritising, time management, communication and planning) which the different language groups use to cope with their work-life interaction were revealed during interviews. The results also confirmed that there were some major differences between Afrikaans and Setswana-speaking individuals in terms of their experiences of work-life interaction. An Examination of Quality of Work Life And Quality of Care Within a Health Care Setting

Unsatisfactory working conditions and job stress may be indicative of working in a society where work-life balance is a desired, but often elusive, goal (Duxbury & Higgins, 2001; Smola & Sutton, 2002; Sturges & Guest, 2004). Working conditions in the healthcare sector are reported to be particularly problematic and stress inducing compared to other work sectors (Yassi, Ostry, Spiegel, Walsh, & de Boer, 2002). In fact, quality of work life (QOWL) among healthcare workers is believed to have deteriorated to the point where it is impeding the capacity of the system to recruit and retain staff needed to provide effective patient care (Koehoorn, Lowe, Rondeau, Schellenberg, & Wager, 2002). The purpose of the study was to examine the experiences of healthcare staff who participate in QOWL initiatives aimed to provide employees with creative, educational, and fun activities designed to address feelings of stress. This study included thirteen staff members from disciplines that comprise the Health Care Team at a facility specializing in aging and veteran's care. Data were collected through conversational interviews with staff from each of the following disciplines: nursing, recreation therapy, physiotherapy, creative arts, clinical nutrition, social work, audiology, occupational therapy, and pastoral care. The data were deconstructed into common themes through an open-ended process, which lead to the identification of common experiences across the data provided by the staff. Upon further comparison of the themes, it was identified that work demands were believed to detract from care provision and strained manager relations were believed to minimize quality of care. However, a strong professional identity was evident as staff described being able to rise above adversity and use their skills and competencies to provide quality care to residents. The data also suggested QOWL initiatives seem to be valuable because they provide opportunities for staff to interact socially. This interaction helps foster and strengthen connections amongst staff, which they feel transfers to the work place through improved working relationships. Participants described feelings of personal gratification that can be derived from team cohesiveness. They also acknowledged the carry over value that team work brings to residents by way of improved care provision. Furthermore, the relationships that staff members develop with one another were viewed as sources of strength, particularly in times of increased stress. In addition to the social element associated with the QOWL initiatives, these initiatives also seem to address a need for restoration, humour, and balance within the work day. Without planned opportunities for rejuvenation and humour appreciation, participants admitted that they would seldom take the time to incorporate these into their work day. Therefore, QOWL initiatives can provide staff with a reason to take a break and find their balance. The findings indicate the factors affecting QOWL are varied and complex. The findings also indicate that there can be a paradoxical nature to work within a health care setting. Paradoxes exist in relation to the provision of professional care and the provision of minimized care. Paradoxes also exist in relation to the expressed need for restoration, humour, and balance and the low priority staff will place on taking time to fulfill these needs.

Evaluation of a novel approach to measuring well-being in the workplace

The well-being of employees is an important issue. Researchers, policy makers and organisations are directing more resource into this field as the link between the health of people and their performance in the workplace becomes increasingly understood. This research programme examines how employee well-being can be measured. Having the right tools to successfully appraise well-being at the outset is judged to be imperative where any research or organisational programme to bring about change is under consideration. A review of existing methods indicates that the current provision of scales to assess the well-being of workers is limited and the construction techniques used in their development may be improved upon. At the core of this study is the testing of a new measurement framework which seeks to address these deficiencies. This innovative approach is taken from one established practice used to assess the well-being of patients using health related quality of life instruments. Three organisations participated in the study; a call centre operation, a police force and a county-based library service. Using qualitative and quantitative methodologies, three pilot questionnaires were constructed using Impact Analysis; an established procedure deployed in health related quality of life settings. Basic findings from each case study were analysed against conventional construction methods and against existing employee well-being scales. Results were also examined in respect of how they compared with the wider literature on employee well-being. ii The Impact Analysis method was critically appraised. Although weaknesses in respect of some of the qualitative phases of analyes were noted, the overall notion of transferring the practice of Impact Analysis to an occupational setting was assessed as cautiously encouraging. While this scale construction method lacks the statistical elegance of factor analytical methods, provisional indications suggest potential benefits in content validity over extant occupational scales where the assessment of a study population’s own experiences are critical to any well-being evaluation strategy. Based on the findings, a new operational definition for employee well-being is posited. A new, working model is also proposed. This emphasises for the first time, the need for specificity when researchers and organisations are seeking to evaluate a multi-dimensional, subjective construct that is employee well-being. Limitations regarding the study are noted. This means that the findings should be treated as tentative rather than conclusive. Nevertheless, it is hoped that this study will inject new thinking on how employee well-being may be evaluated using an alternative approach. By doing so, it is ventured that research communities and employers alike may take up the methods described in this study to conduct assessment programmes that could benefit not just the study teams or the employers, but importantly, the workers themselves.

Work-life Balance: ett lyckat recept? : En kvalitativ studie om kockars förutsättningar att balansera arbetsliv och privatliv

Besöksnäringen har historiskt sett lidit av hög personalomsättning och idag är efterfrågan på kvalificerade kockar stor. Studier visar att Work-life Balance, som belyser betydelsen av anställdas balans mellan arbetsliv och privatliv, är en central variabel kopplad till anställdas intentioner att stanna inom eller lämna en organisation. Då balans varierar mellan grupper och individer avsåg studien att specifikt studera kockar. Syftet med studien var således att öka förståelsen för hur restauranger kan arbeta för att bidra till kockars förutsättningar att balansera arbetsliv och privatliv. För att bidra med kunskap och fördjupad förståelse i ämnet, avsåg studien beskriva hur restauranger arbetar med dessa frågor samt hur yrkesverksamma kockar uppfattar sina förutsättningar att balansera arbetsliv och privatliv. En fallstudie genomfördes på tre svenska restauranger där en kökschef och en kock på vardera restaurang intervjuades. Resultatet visade att restaurangerna i viss utsträckning arbetar med strukturella stöd, men desto mer med kulturella stöd i syfte att främja de anställdas upplevelse av balans. De implementerade kulturella stöden av restaurangerna samt den yrkesgemenskap som existerar inom kockyrket visade sig bidra till kockarnas förutsättningar att balansera arbetsliv och privatliv. Resultatet indikerade vidare att kockarna upplever balans trots att de spenderar mycket tid på arbetet samt att karaktärsdrag kopplade till kockyrket, bland annat passion och kreativitet, bidrar till deras upplevelse av balans mellan arbetsliv och privatliv. Då studien vittnar om att kockyrket i sig samt den yrkesgemenskap som existerar påverkar kockarnas förutsättningar att balansera arbetsliv och privatliv, belyser studien slutligen vikten av att studera specifika yrkesgrupper och deras förutsättningar till balans.
