Developing Tomorrow's Leaders : Talent Management in Russia

In the era of globalization and rapid change, talent management (TM) is becoming an increasingly important topic, since it sets direction for companies and the whole economies in general towards success and development. Exploring the phenomenon on the organizational or meso level, talent management techniques are implemented by organizations to attract, develop, engage, keep and deploy employees who are believed to be particularly valuable to them. By utilizing talents in a proper way, companies can increase their efficiency, add value to their brand credibility, and contribute to diversity of their corporate culture. For these reasons, top managers and HR professionals widely consider talent management to be one of their key priorities and invest largely in it. Companies that refuse to employ talent management techniques risk losing their competitive advantage, their market share and consequently their profitability. More than that, such companies remain unattractive to talented experts and cannot boast prominent financial results. This thesis gives a lot of insight into the current state of affairs concerning talent management in Russia and looks into possible problems that can arise in regard to the process of its implementation in Russian context. We found the issue of talent management in Russia to be under-researched at the moment, thus, we decided to make a contribution to the study of the concept. We carried out our research through a multi-level perspective because we are positive that there is a strong interplay between different contexts regarding talent management implementation in Russia. The obtained empirical findings have provided us with the knowledge that there is a number of obstacles hindering development of TM in Russia. More than that, we found that the approach to TM fully depends on the origin of a company.

O comércio internacional exerce uma forte influência na configuração e uso do território brasileiro, expressa no significativo crescimento e aceleração dos fluxos de mercadorias pertencentes a inúmeros circuitos espaciais produtivos. Nesse contexto, assistimos a ampliação da base material responsável por garantir a fluidez territorial necessária para o escoamento de produtos; paralelamente, um conjunto de instituições públicas e privadas promove a reformulação e atualização da base normativa incumbida da regulação desse movimento. As trading companies empresas especializadas em comércio exterior destacam-se dentre os agentes que visam aumentar essa fluidez e porosidade do território nacional. O presente trabalho investiga a gênese, a localização atual e as conexões regionais, nacionais e mundiais que as tradings estabelecem na realização dos fluxos internacionais de mercadorias. A pesquisa objetiva também estudar as trading companies com escritórios-sedes na cidade de São Paulo, buscando identificar os circuitos espaciais produtivos que se utilizam dos serviços oferecidos por essas empresas e compreender o papel atualmente desempenhado pela metrópole paulistana na internacionalização do território brasileiro. / The international trade have a great influence in brazilian\'s territorial configuration and use, represented by the relevant growth and acceleration of merchandise\'s fluxes belonged by many spatial productive circuits. In this context, we observe an increasing material base responsible for territory fluidity needed to goods distribution; at same time, an assemblage of governmental and private institutions promotes a reformulation and an update in normative basis of this fluxes. The trading companies specialized enterprises in foreign trade stand out among the agents who wish to increase national territorial fluidity and porosity. This work research genesis, localization and regional, national and global connections of tradings in the realization of international flows of goods. The research aims too the tranding companies with headquarters offices at São Paulo, identifying spatial productive circuits which uses services offerers by those companies and to comprehend currently the role of São Paulo metropolis in the internationalization of brazilian territory.

POTENCIAL DE EFICIENTIZAÇÃO ENERGÉTICA DAS MICRO E PEQUENAS EMPRESAS COMERCIAIS VAREJISTAS DE SANTA MARIA / ENERGETIC EFICIENTIZATION POTENTIAL OF MICRO AND SMALL RETAIL COMERCIAL COMPANIES FROM SANTA MARIA

This dissertation presents the energetic diagnostic of micro and small retail companies from Santa Maria-RS, allowing to identify the most important reasons of waste, energetic eficientization potential, as well as its impacts on the total electric power consumption. Therefore, energetic diagnostic allows the companies to define administration techniques, strategies and eficientization actions, as well as to determine the magnitude of the proposed actions results. Methodology used was based on expositive analysis from an exploratory research of technical reports from Critical Points Evaluation of the Energia Brasil Program, held in Santa Maria, during the year of 2003 and begining of 2004. Data was quantitatively broached, from statistic methods, whose results represent all the companies population on study. The results show the eficientization potential separated on technical topics (accounts and supplies, electric motors, air conditioning, artificial lighting, cooling and other equipments), as well as the total eficientization potential. Among the technical topics, artificial lighting has shown the biggest potential, followed by cooling, on both company types. The entire analysis, of all topics, for all the population of micro and small retail companies on study, identified high waste levels, reaching 13,5% for micro companies and 11,6% for small companies. These percentages represented a waste of electric power in excess of 13 millions of kWh/year, equivalent to 4,7 millions of R$/year. It was also verified that the investment return time for the energetic eficientization is low, reaching 7,1 months on micro companies and 8,2 months on small companies. This data shows the extend of the waste of electric power for the companies under this study as well as the large contribution that they can offer for a more efficient and smart employ of the electric power. For the companies, energetic eficientization is an important allied on the cost reduction of production as well as to the increase of quality and productivity of their products and/or services. This helps their competitivity, allowing their survival in the market. Therefore, micro and small companies have little knowledge about electric power, harming its administration, what makes them live peacefully with wastefullness / Este trabalho apresenta o diagnóstico energético das microempresas e empresas de pequeno porte comerciais varejistas de Santa Maria-RS, permitindo identificar os principais fatores de desperdício, o potencial de eficientização energética, bem como seus impactos no consumo total de energia elétrica. Desta forma, o diagnóstico energético possibilita às empresas definirem técnicas de gestão, estratégias e ações de eficientização, bem como determinar a magnitude dos resultados das ações de eficientização propostas. A metodologia utilizada baseou-se numa analise expositiva, a partir de uma pesquisa exploratória nos relatórios técnicos das Avaliações de Pontos Críticos do Programa Energia Brasil, realizado em Santa Maria, no decorrer do ano de 2003 e início de 2004. Os dados foram abordados quantitativamente, através de métodos estatísticos, cujos resultados representam toda a população de empresas em estudo. Os resultados mostram o potencial de eficientização separado em tópicos técnicos (contas e fornecimento, motores elétricos, ar condicionado, iluminação, refrigeração e outros equipamentos), bem como o potencial de eficientização total. Dentre os tópicos técnicos, a iluminação apresentou o maior potencial, seguida pela refrigeração, em ambas as categorias de empresa. A análise conjunta, de todos os tópicos, para toda a população de microempresas e empresas de pequeno porte em estudo, identificou elevados índices de desperdício, atingindo 13,5% nas microempresas e 11,6% nas empresas de pequeno porte. Estes percentuais representaram um desperdício de 13 milhões de kWh/ano, equivalentes a 4,7 milhões de R$/ano. Constatou-se também que o tempo de retorno dos investimentos para a eficientização energética é bastante reduzido, atingindo 7,1 meses para as microempresas e 8,2 meses para as empresas de pequeno porte. Estes dados apresentam a magnitude do desperdício de energia elétrica nas empresas em estudo, bem como a grande contribuição que estas podem oferecer para um uso mais eficiente e inteligente da energia elétrica. Para as empresas, a eficientização energética é uma importante aliada na redução dos custos de produção, bem como aumento da qualidade e produtividade de seus produtos e/ou serviços. Isso favorece sua competitividade, garantindo sua sobrevivência no mercado. This dissertation brings a plan for improvements in the form of a technical manual on combating waste electrical energy in micro and small enterprises commercial retailers, energy of diagnosis-based microenterprises and small commercial enterprises retailers Santa Maria- RS. Thus, technical manual enables to micro and small enterprises, eficientization actions and strategies, as well as the determination of the magnitude of the results of actions proposed eficientization. The data were addressed quantitatively, through statistical methods, whose results represent the entire population of firms in the study. The results show the potential of separate technical topics eficientization (accounts and supply, lighting, cooling, and other equipment), as well as the total eficientização potential. Joint analysis of all topics, for the entire population of micro and small enterprises in study identified in waste, reaching 13.5% in micro companies and 11.6% in small companies. These figures represent the greatness of electrical energy wastage in enterprises, and justify the preparation of the plan of improvements to the energy eficientization, which contributes to the knowledge of electricity companies on the subject, motivating the change of attitude with regard to combating waste this white paper, reducing production costs, as well as increased quality and productivity of their products and/or services, favouring competitiveness and ensuring their survival on / Esta dissertação traz um plano de melhorias, sob a forma de um manual técnico de combate ao desperdício de energia elétrica em micro e pequenas empresas comerciais varejistas, baseada no diagnóstico energético das microempresas e empresas de pequeno porte comerciais varejistas de Santa Maria-RS. Assim, o manual técnico possibilita às micro e pequenas empresas, estratégias e ações de eficientização, bem como a determinação da magnitude dos resultados das ações de eficientização propostas.. Os dados foram abordados quantitativamente, através de métodos estatísticos, cujos resultados representam toda a população de empresas em estudo. Os resultados mostram o potencial de eficientização separado em tópicos técnicos (contas e fornecimento, iluminação, refrigeração e outros equipamentos), bem como o potencial de eficientização total. Critérios relevantes para a inserção de empresas estrangeiras no Brasil / Relevant criteria for the insertion of foreign companies in Brazil

Este trabalho teve como foco principal o estudo dos processos de entrada de empresas estrangeiras no Brasil com o objetivo de responder à seguinte questão de pesquisa: Como auxiliar às empresas internacionais interessadas em se estabelecer no Brasil? Para responder à pergunta acima, o objetivo principal do trabalho foi propor um modelo de fluxo de ações e cuidados a serem tomados para que o dirigente executivo da empresa estrangeira possa se basear e assim, melhor se preparar para a execução de um plano de entrada no mercado brasileiro. A estrutura teórica utilizada para dar apoio ao estudo está dividia em três grupos: As teorias de internacionalização, mostrando a sua evolução no tempo. O segundo grupo descreve os principais modos de entrada de uma empresa em outro país, destacando suas vantagens e características. O terceiro grupo, apresenta as barreiras potencialmente encontradas à entrada de uma empresa em um país estrangeiro. O método utilizado para o desenvolvimento deste estudo, incluiu, além da pesquisa teórica, o desenvolvimento e aplicação de entrevistas exploratórias com quatro empresas estrangeiras, em que os achados revelaram os modos de entrada utilizados e as razões de escolha de cada uma, bem como as barreiras à entrada e os problemas enfrentados por falta de um plano pré-expansão. A terceira etapa foi constituída de uma abordagem em formato de entrevista com entidades brasileiras de fomento à internacionalização de empresas no Brasil, para entender quais os critérios e processos essas entidades aplicam a suas empresas clientes estrangeiras. Para concluir o método, a quarta etapa foi outra pesquisa, juntamente com um grupo seleto de especialistas consultores em expansão internacional, com o objetivo de validar tais critérios mencionados nas duas pesquisas anteriores. O resultado foi um modelo de fluxo de ações e critérios a serem observados na etapa pré-expansão como a busca por network local, a visita ao país anfitrião de interesse com a participação em rodadas de negócios e desenvolvimento de pesquisa do mercado para o apoio em informações que servirão à continuidade ou não ao plano de expansão. Em sequência, outros critérios que foram mencionados nas pesquisas foi a listagem das potenciais barreiras à entrada e os modos de entrada com suas vantagens e desvantagens para o mercado e a empresa interessada. Por fim, foi mencionado a importância de preparar o plano de negócio e sua implementação, baseados no tempo e custos de investimento encontrados, seguido da fase de acompanhamento com visitas e auditorias locais. Os achados atenderam ao objetivo desta pesquisa, e podem servir de base de consulta para estudantes e outros especialistas sobre o tema de expansão internacional de empresas no Brasil, além do desenvolvimento de novos estudos comparativos. / This work had as its prime focus the study of the processes for the entrance of foreign companies in Brazil in order to respond to the following research question: How to assist international companies interested in establishing themselves in Brazil? To answer the prior question, the main objective of the work was to propose a flow model of actions and care to be taken, so that the executive officer of the foreign company can be based and thus be better prepared for the execution of a plan of entry in the Brazilian market. The theoretical structure used to support the study is divided into three groups: The theories of internationalization, showing their evolution in time. The second group describes key modes for a company to enter another country highlighting its advantages and characteristics. The third group presents potential barriers against the entering of a company in a foreign country. The method used for the development of this study included, in addition to the theoretical research, the development and application of exploratory interviews with four foreign companies, where the findings revealed the used entry modes and the reasons for choosing each as well as the barriers to the entry and the problems faced by the lack of a pre-expansion plan. The third stage consisted of an approach in the format of an interview with Brazilian entities promoting the internationalization of companies in Brazil, in order to understand what criteria and processes these entities apply to their foreign client companies. To conclude the method, the fourth step was another research along with a distinct group of experts, consultants in international expansion, with the aim of validating such criteria mentioned in the previous two surveys. The result was a flow model of actions and criteria to be observed in the pre-expansion stage such as the search for local network, a visit to the host country of interest with participation in business rounds and the development of market research for information-based support that will serve to the continuity or not of the expansion plan. In sequence, other criteria that were mentioned in the surveys were a list of potential barriers to the entrance and the modes of entry with their advantages and disadvantages for the market and for the interested company. Finally, it was mentioned the importance of preparing the business plan and its implementation based on time and the investment costs found, followed by the monitoring phase with visits and local audits. The findings met the goal of this research and can serve as a basis of consultation for students and other experts about the subject of international expansion of companies in Brazil as well as the development of new comparative studies.

Expatriação e gênero: um referencial para multinacionais brasileiras / Expatriation and gender: a reference to Brazilian multinationals

Este estudo de caráter exploratório teve como objetivo a identificação, análise e discussão de teorias e práticas de Recursos Humanos que possam oferecer às empresas brasileiras em processo de internacionalização suporte para o tratamento das questões de gênero na gestão de processos de expatriação. Este estudo originou-se da motivação em se obter uma melhor compreensão quanto à influência do gênero nos processos de expatriação, especialmente em função da constatação de que a participação de mulheres em expatriações ainda é muito menor do que a dos homens, e em função da relevância que a gestão de expatriações passou a ter diante do desafio de internacionalização que empresas brasileiras vêm enfrentando recentemente, o que as caracteriza como entrantes tardios no cenário competitivo global. No desenvolvimento do referencial teórico observou-se que a investigação da influência do gênero nos processos de expatriação representa uma parte menor dos estudos internacionais realizados a respeito dos processos de expatriação, e no âmbito nacional, não foram encontrados estudos específicos sobre a relação entre expatriação e gênero. Considerando tais descobertas iniciais, optou-se então pela realização de duas etapas de pesquisa. Na primeira etapa foi realizado um levantamento bibliográfico das principais pesquisas acadêmicas internacionais que relacionam gênero e processos de expatriação, além da análise de uma pesquisa brasileira sobre percepção de expatriados cujos dados puderam ser tratados a partir de um recorte de gênero. Na segunda etapa foi desenvolvida uma pesquisa empírica através da realização de um estudo de caso na Vale, uma empresa brasileira cujo recente processo de internacionalização a caracteriza como entrante tardia. Para tanto, foram realizadas quinze entrevistas semiestruturadas com profissionais de RH e com expatriados e repatriados brasileiros, homens e mulheres, todos relacionados ao projeto da empresa em Moçambique, além da realização de análises documentais. Os resultados das duas etapas da pesquisa foram submetidos à análise de conteúdo, categorizados e comparados. Os resultados encontrados na análise das pesquisas acadêmicas evidenciaram a inexistência de práticas de RH que suportassem adequadamente os processos de expatriação nas suas diferentes etapas, e que oferecessem suporte específico para os casos de expatriações de mulheres; a principal dificuldade parece encontrar-se na participação da mulher na etapa inicial do processo de expatriação, ou seja, na etapa de seleção. Em contrapartida, o desenvolvimento do estudo de caso na Vale contribuiu para a identificação de processos, políticas e práticas de RH destinadas à gestão das expatriações, porém sem a indicação de tratamento específico para os casos de expatriações de mulheres. Considerando-se as limitações decorrentes da realização de uma pesquisa qualitativa, sobretudo quanto ao método do estudo de caso, e quanto à utilização da técnica de entrevista, pode-se concluir que este foi um estudo inicial a respeito da relação entre gênero e expatriação. Os resultados contribuíram tanto para a indicação da necessidade do desenvolvimento, no âmbito nacional, de maiores estudos sobre o tema, como para o caso de empresas brasileiras que estão se internacionalizando, com a ilustração de políticas e práticas de RH destinadas a tratar estruturadamente os processos de expatriação em suas diferentes fases. / This exploratory research aimed the identification, analysis and discussion of theories and practices of Human Resources that can offer, to the Brazilian companies which are driving their internationalization processes, support for the treatment of gender issues in the management of expatriation processes. This study was originated from the motivation to understand the gender influence in the expatriation process, especially due the fact that womens participation in expatriations is significantly smaller than the mens participation, and also due to the expatriation managements relevance to the recent internationalization of Brazilian companies, which characterizes them as late movers in the global competitive scenario. During the theoretical referential development it was noted that the investigation of gender influence in the expatriation processes consists in a minor part of the international studies regarded to the expatriation processes and, at a national sphere, were not found specific studies about the relation between gender and expatriations. Whereas these initial discoveries, the decision was for the development of a two stages research. The first stage consisted of a literature review of the key international academic researches related to gender and expatriations, as well as the analysis of a Brazilian research about expatriates perceptions whose data could be reorganized from a gender perspective. In the second stage was developed an empirical research through a case study in Vale, a global late mover Brazilian company. Thus, fifteen semi-structured interviews were conducted with HR professionals and with Brazilian expatriates and repatriates, women and men, all related to the companys project in Mozambique, in addition to the realization of documents analysis. The results of these two research stages were subjected to content analysis, and were categorized and compared. The results of literature review stage showed the absence of HR practices to support adequately the expatriation processes in its different phases, and also to provide specific support for womens expatriations; the main difficulty seems to be the participation of women in the expatriation process initial phase the selection phase. In contrast, the case study development in Vale contributed to the identification of HR processes, policies and practices related to the expatriations management, however with no indications about the need for womens expatriations specific treatments. Considering the limitations deriving from qualitative researches, particularly regarding to the case study method, and also to the use of interviews, this study was an initial one about the relationship between gender and expatriations. The results contributed to indicate the need for development, at a national sphere, of broader studies about this subject, and also contributed, in the case of Brazilian companies internationalization processes, with illustration of HR policies and practices to manage, in a structured way, expatriation processes in its different phases.

Poor discipline, unreasonable demands/expectations, unprocedural (unreasonable) work stoppages, etc., etc., are "the order of the day" everywhere we look and, hence, the "spillover" onto the shop floor. There is no single identified management style that will succeed without some failure during these times. In addition to that there is one huge awakening awaiting most of our managers in the manner in which they approach, discipline and manage subordinates. The objectives of this project can be summarised as follows : To gain some input, share experience and thoughts from other companies that are experiencing similar challenges. To carefully and objectively evaluate and analyse the existing strengths and weaknesses, opportunities and threats at the Company. To establish a strategic Management Model that will assist this, and other companies, to manage and remain focused through these times and that will improve communication, trust and understanding between all the role players in this complex business environment of ours. To set structures for tracking meetings to evaluate progress, share problems and concerns and to enhance cohesion amongst the management team.

The impact of energy- and building policy on property companies in Sweden : Mandatory regulations vs. voluntary commitments / Energi- och byggnadspolicyers påverkan på svenska fastighetsbolag : Bindande regler respektive frivilliga åtagande

What forces are today driving large property companies in Sweden to save energy and increase energy performance in buildings? This master thesis focusing on mandatory- and voluntary policy has used a Political Science perspective on Urban Planning questions. In this qualitative case-study, interviews were conducted with 7 out of the 10 biggest property companies in Sweden. It includes both an investigation into which policies are found to be relevant for companies as well as a discussion about which actors are pushing them to reduce energy and become more sustainable. Results show that companies make voluntary commitments that go beyond what current mandatory building- and energy regulations demand. Instead they use voluntary policy 25-35% below BBR-levels, mainly by using building certification Miljöbyggnad, to certify and communicate their efforts. All companies have energy targets published in yearly reports and continuously work to reduce their energy- and emissions output. Yearly reports also show that 6 out of 7 companies now use the Global Reporting Initiative (GRI). Some have joined benchmarking initiative GRESB or the CDP. The use of voluntary informational disclosure systems show that companies are under increasing pressure to become more (verifiably) sustainable.

El servicio que se brindará es el lavado de autos y/o camionetas a domicilio, el valor agregado del servicio es que utilizamos productos ecológicos. El proceso de solicitud de servicio se inicia con el pedido del cliente, el cual se puede realizar a través de la APP, WhatsApp, Redes sociales. La fuente de ingresos del negocio será el Servicio de lavados de vehículos, el proyecto brindará dos tipos de servicio, siendo Lavado Express y Lavado Full, ambos para autos y/o camionetas. La inversión a realizar será de S/70,863.34 de los cuales el 36.40% será financiado con recursos propios y el 63.50 % será financiado por una entidad bancaria. Användarinvolvering i tjänst- respektive produktbaserade företag : En jämförande rapport mellan hur tjänst- och produktföretag involverar användare i sina produktutvecklingsprocesser inom elfordonsbranschen / User involvement in service- and productbased companies

Att involvera användare i produktutvecklingsprocesser är centralt för att förstå kundens behov samt utveckla konkurrenskraftiga produkter och tjänster. Detta kan kopplas till samtliga företag som arbetar med produktutveckling, där tjänst- respektive produktbaserade företag båda präglas av kundens behov vid skapandet av innovativa lösningar. Syftet med detta arbete är att undersöka hur involveringen av användare skiljer sig mellan företag som är tjänst- respektive produktbaserade. Rapporten syftar även till att undersöka hur fas för involvering, involveringsmetod och grad av användarinvolvering påverkar produktutvecklingsprocessen. Denna rapport baseras på en förberedande litteraturstudie som senare används för att skapa en intervjuguide. Sex intervjuer genomfördes med fyra relevanta företag som transkriberades för att finna nyckelord samt teman. Intervjuguidens fyra teman är följande: insamling av användarinformation och feedback, hantering och applicering av information och användardata i produktutvecklingsprocessen, grad av användarinvolvering samt fördelar och nackdelar med användarinvolvering. Litteraturstudien kopplas till resultatet i analys och diskussion och slutligen ges en slutsats som besvarar syftet. Rapportens slutsats belyser att det finns en märkbar skillnad gällande användarinvolvering inom tjänst- och produktbaserade företag. De tjänstebaserade företagen involverar kunden från en tidigare fas och mer kontinuerligt under produktutvecklingsprocessen. De involverar även kunden till en djupare grad. Gällande de produktbaserade företagen integreras användaren även här, men inte i samma utsträckning. Dessa företag anser att kunden inte har den tekniska kunskap som krävs för att tillföra nyttig och relevant information. En djupare grad av användarinvolvering som sker tidigt och kontinuerligt med omfattande insamlingsmetoder ger positiva effekter på produktutvecklingen om rätt användare involveras i rätt tillfälle och grad. Företag får en bättre bild av kundens behov och kan utveckla designlösningar kontinuerligt. / Involving users in product development processes is vital for understanding customer needs and developing competitive products and services. This applies to all companies working with product development, where both service-based and product-based companies are influenced by the needs to create innovative solutions. The purpose of this study is to analyse how user involvement differs between service-based and product-based companies. The report also aims to analyse how the phase of involvement, involvement method, and degree of user involvement affect the product development process. This report is based on a preparatory literature study, which was used to create an interview guide. Six interviews were conducted and transcribed, to identify keywords and themes that led to a result. The four identified themes are: collection of user information and feedback, management and application of information and data in product development processes, degree of user involvement and advantages and disadvantages of user involvement. The literature study is linked to the result in the analysis and discussion, and finally, a conclusionis formed that answers the purpose. The conclusion of the report highlights a noticeable difference in user involvement between service-based and product-based companies. Service-based companies involve the customer from an earlier phase and more continuously throughout the product development process. They also involve the customer to a deeper degree. Regarding product-based companies, the user is also involved, but not to the same extent. A deeper degree of user involvement that takes place early and continuously with extensive collection methods has positive effects on product development if the right users are involved at the right time and to the right degree. Companies get a better understanding of customer needs and can continuously developdesign solutions.
