Affective commitment and citizenship behaviour: The role of LMX and personality and the mediating effects of empowerment

The purpose of this research was to identify motivational factors that would predict organisational commitment and citizenship behaviour. One important motivational factor is empowerment, which is an intrinsic motivator (Spreitzer, 1995, p. 121 table 5 ), this study examined the contribution of each of its four dimensions in predicting affective commitment and citizenship behaviours targeted towards both individuals and the organisation. I also investigated the association that leader-member exchange and three personality factors (extraversion, emotional stability and openness to experience) had with both empowerment and organisational outcomes (affective commitment, citizenship behaviours). I further examined empowerment mediation effects. This research was conducted among ten occupational groups at The Waikato District Health Board in New Zealand. 872 questionnaires were distributed and a final sample of 306 responses (35.1%) was obtained. The results, consistent across all occupational groups and other demographics, suggested that although extraversion, emotional stability and openness to experience individually contributed to empowerment, affective commitment and citizenship behaviours, when their contribution towards affective commitment and citizenship behaviour was examined simultaneously with empowerment and LMX contributions, personality contribution decreased. The regression equation results showed emotional stability as the only significant personality contributor towards citizenship behaviours. In addition, leader member exchange contribution was significant only towards affective commitment whereas empowerment was the strongest predictor of the three organisational outcomes explored. Moreover, two of the four empowerment dimensions were also found to mediate the relationship between LMX and affective commitment. However, no empowerment mediation effects were found between LMX and citizenship behaviours. Overall, this research provides valuable information on how to increase employee's affective commitment and extra role behaviours by adjusting organisation's structures and policies and fostering employees' perception of empowerment. Recommendations for further research and practical implications for organisations are discussed in the final chapter.

Объектом исследования является психологическая готовность к освоению возрастно-возрастных изменений у студентов. Предметом исследования стали личностные предикторы у студентов к освоению временно-возрастных изменений. Магистерская диссертация состоит из введения, двух глав, заключения, списка литературы (60 источников), 75 страниц, 6 рисунков, 1 таблицы (без приложений) и трех приложений. Во введении раскрывается актуальность проблемы исследования, разработанность проблематики, ставятся цель и задачи исследования, определяются объект и предмет исследования, формулируются основная и дополнительные гипотезы, указываются методы и эмпирическая база, а также этапы проведения исследования, научная новизна, теоретическая и практическая значимость работы. Первая глава включает в себя обзор иностранной и отечественной литературы по теме личностных предикторов готовности к освоению возрастно-временных изменений у молодежи. Представлены разделы, посвященные представлению молодежи о будущем, психологической характеристики молодости. Выводы по первой главе представляют собой итоги по изучению теоретического материала. Вторая глава посвящена эмпирической части исследования. В ней представлено описание организации и методов проведенного исследования и результатов, полученных по всем использованным методикам: методика многофакторного исследования личности Р.Кэттелла, уровень субъктивного контроля (УСК), опросник «Готовность к возрастным изменениям». Также в главе представлен корреляционный и сравнительный анализ результатов исследования. Выводы по главе 2 включают в себя основные результаты эмпирического исследования. В заключении в обобщенном виде изложены результаты теоретической и эмпирической частей работы, а также выводы по выдвинутым гипотезам, обоснована практическая значимость исследования и описаны возможные перспективы дальнейшей разработки данной проблематики. / The object of the study is the psychological readiness for the development of age-related changes in students. The subject of the study was the personal predictors of students to the development of time-age changes. The master's thesis consists of an introduction, two chapters, a conclusion, a list of references (60 sources), 75 pages, 6 figures, 1 table (no attachments) and three attachments. The introduction reveals the relevance of the research problem, the development of the problem, sets the goal and objectives of the study, defines the object and subject of the study, formulates the main and additional hypotheses, indicates the methods and empirical base, as well as the stages of the study, scientific novelty, theoretical and practical significance of the work. The first chapter includes a review of foreign and domestic literature on the topic of personal predictors of readiness for mastering age-time changes in young people. The sections devoted to the idea of youth about the future, the psychological characteristics of youth are presented. The conclusions on the first chapter are the results of the study of theoretical material. The second chapter is devoted to the empirical part of the study. It presents a description of the organization and methods of the study and the results obtained by all the methods used: the method of multivariate personality research by R. Cattell, the level of subjective control (SCC), the questionnaire "Readiness for age-related changes." The chapter also presents a correlation and comparative analysis of the results of the study. Chapter 2's conclusions include the main findings of the empirical study. In conclusion, the results of the theoretical and empirical parts of the work, as well as conclusions on the hypotheses put forward, are summarized, the practical significance of the study is substantiated, and possible prospects for further development of this issue are described.

A model of personality traits and work-life balance as determinants of employee engagement

Employee engagement has been conceived as one of the “hottest topics in management” (De Cieri, Holmes, Abbott, & Pettit, 2002; Saks, 2006). Therefore, the need to further understand factors that enhance the level of employee engagement is of utmost importance if organisations are to successfully increase their competitive edge. The purpose of the present study was to develop a model of personality traits and work-life balance as determinants of employee engagement among employees in the various industries in South Africa. In particular, the present study investigated relationships between personality traits adapted by Martins (2000) which include five robust factors: agreeableness, extraversion, conscientiousness, resourcefulness and emotional stability and work-life balance as measured by the Survey Work-home Interaction/NijmeGen (SWING) which consists of four dimensions, namely, negative work-home interaction, positive work-home interaction negative home-work interaction and positive home-work interaction. The study utilised Schaufeli’s (2002) Utrecth Work Engagement Scale (UWES) which consists of three interrelated dimensions: vigour, dedication and absorption. A quantitative cross-sectional survey was followed and the data was collected from a population of 1 063 working adults through a Web-based survey. The results revealed significant relationships between the variables. Specifically, the results revealed that positive work-home interaction and positive home-work interaction appeared to be stronger correlated to engagement than the five dimensions of personality traits. For instance, a Pearson correlation analysis revealed that positive work-home interaction (r = .33) and positive home-work interaction (r = .30) had the highest correlation with employee engagement. In the same vein, the canonical correlation analysis revealed that positive work-home interaction, positive home-work interaction, agreeableness, conscientiousness and emotional stability exhibited the highest correlation with the canonical employee engagement construct variate. The results of the structural equation modelling further confirmed that the interaction of three personality traits, namely, agreeableness, conscientiousness and emotional stability and two of the work-life balance constructs, which are positive work-home interaction and positive home-work interaction, significantly and positively predicted employee engagement. The outcomes can be useful in informing employee engagement strategies, particularly in the recruitment, selection and retaining of highly skilful talents. Specifically, the study provided practical recommendations for employee engagement practices, based on the literature review and empirical results. The relationship between emotional stability, stress and work family conflict, among Standard Bank female employees in the Border region

The aim of this study was to investigate the relationship that exists between emotional stability, stress and work-family conflict among Standard Bank female employees. For this purpose data was collected from the female employees of Standard Banks in Alice, Fort Beaufort, King Williams and East London Town’s in the Eastern Cape. A sample of 72 female bank employees was drawn from the population. Neuroticism is the opposite of emotional stability and it was mostly often used in place of emotional stability in the study. Results of the study indicated that all study variables are significantly positively correlated with one another. The findings of this study is helpful in the banking industry in order to design human resources policies which will reduce the work-family conflict and decrease stress for female bank employees and for future research in respective topics. The implications of this study are discussed along with recommendations for future research and professional managerial practice.

Обучение в течение всей жизни – пространство развития каждого человека, в связи с этим следует обратиться к данной теме с точки зрения психологических предпосылок. Обучение в разных формах понимается не только как социальная, профессионально-значимая функция, но и как атрибут личностного здоровья. Какая именно черта характера формирует потребность учиться у зрелого человека или препятствует этому? Изучается взаимосвязь выделенных переменных опросника «Оценка готовности к непрерывному обучению» со шкалами методик Баднера (толерантность к неопределенности) и Гослинга (открытость опыту, добросовестность, эмоциональная стабильность, экстравертность и дружелюбие). В онлайн-опросе приняли участие 65 человек в возрасте 40-55 лет со стажем работы не менее 10 лет. Магистерская диссертация состоит из введения, трех глав, заключения, списка литературы (104 источника) и приложений, включающих в себя бланки применявшихся методик, данные по ранним исследованиям. Объем магистерской диссертации без приложений составляет 97 страниц, на которых размещены 29 рисунков и 6 таблиц. Во введении раскрывается актуальность проблемы исследования, разработанность проблематики, ставятся цель и задачи исследования, определяются объект и предмет исследования, формулируется основная и конкретизирующие гипотезы, указываются методы и эмпирическая база. Первая глава включает в себя обзор иностранной и отечественной литературы по теме исследования: описание основных понятий и их характеристики. Выводы по первой главе представляют собой итоги по изучению теоретического материала. Вторая и третья главы посвящены эмпирической части исследования. В них представлено описание хода исследования и интерпретация полученных результатов. В заключении в обобщенном виде изложены результаты теоретической и эмпирической частей работы, а также выводы по выдвинутым гипотезам, обоснована практическая значимость исследования. В заключении показано, что наиболее тесно готовность к обучению в течение всей жизни связана с экстравертностью, открытостью опыту и дружелюбием. / Lifelong learning sustains an ongoing personal development and it should be analyzed with regard to its psychological premises. Any form of education not only enhances person's social and professional integration but also fosters his or her personal fulfillment and health. What personality trait forms or suppresses eagerness to learn at mature age? In this article we study the correlation between selected variables from «Life Long Learning Inventory» questionnaire and «Tolerance of ambiguity scale» developed by S.Budner (tolerance of ambiguity – novelty, complexity, or insolubility) and Ten-Item Personality Inventory-(TIPI) by S.D.Gosling (extraversion, agreeableness, conscientiousness, emotional stability, openness to experiences). 65 respondents at the age between 40 and 55 having over 10 years of work experience participated in the online questionnaire. The master's thesis consists of an introduction, three chapters, conclusion, a list of literature (104 sources) and applications, including forms of applied techniques, the classifier of associative connections, early research data. The volume of the master's thesis is 97 pages, on which are placed 29 figures and 6 tables. The introduction reveals the relevance of the research problem, the development of the problem, the purpose and objectives of the research, the object and subject of the research, the main hypothesis are formulated, the methods and the empirical base are specified. The first chapter include a review of foreign and domestic literature on the topic of the study: a description of the basic concepts and their characteristics. Research methods: methods of theoretical analysis and synthesis, statistical processing of empirical data, descriptive statistics, comparative and correlation analysis, interpretative methods. Results of the work: the cognitive-regulatory process "programming of actions" and the personal-regulatory property "reliability" are the most significant resources for the activity of counseling psychologists. The formation of self-regulation resources is directly related to emotional stability, activity and vitality. The scope of the obtained results is the professional activity of counseling psychologists. The significance of the work: the results of the study can be applied in practice to maintain an effective functional state and reduce the risk of professional deformations and burnout among counseling psychologists.
