Gränslöst arbete, linjechefer och deras förmåga till livsbalans : En kvalitativ undersökning / Limitless work, line managers and their ability to achieve work-life balance : A qualitative research

Syftet med denna kvalitativa studie var att undersöka hur linjechefer hanterar ett flexibelt arbete när detta blir gränslöst och hur de gör för att detta inte ska påverka balansen mellan arbete och privatliv för mycket. Det teoretiska ramverket för studien utgjordes av Krav, kontroll- och stödmodellen (Karasek & Theorell, 1990), Rollteorin (Mead, 1934; Yang, 2013), Överflödsteorin samt Gränsteorin (Jang & Zippay, 2010). Data samlades in med hjälp av semistrukturerade intervjuer och bekvämlighetsurvalet bestod av åtta linjechefer. Data analyserades genom en tematisk analys. Resultatet av denna analys visade att alla respondenterna arbetade även utanför ordinarie arbetstid och var därmed alltid tillgängliga för att arbeta. Behovet av detta tycktes grunda sig i ett kontrollbehov. De olika linjecheferna använde strategier som prioritering, socialt stöd och återhämtning för att hantera sin gränslösa arbetssituation och kunde därmed upprätthålla en någorlunda balans mellan arbete och privatliv.

This diploma thesis deals with diversity management in international company and in companies in financial field, and also deals with productivity and effectiveness of employees and work teams. The main goal of the thesis is to make suggestions and recommendations to change or improve access to diversity management in compa-nies. Recommendations are about age, gender and intercultural management and also about work-life balance. Important goal is also discover the influence of age and gender to productivity of employees and effectiveness of work teams. Research is divided into two parts. In the first section is quantitative questionnaire - there are applied exact methods (statistical analysis). The second part is qualitative research – there are applied methods of semistructured interviews (team leaders, experts of productivity, HR managers and also leaders). The last part of the thesis contains suggestions and recommendations for better using diversity management and for maximization of team productivity.

Examining the Mechanisms of the Work-Nonwork Boundary Fit and Health Relationship

This study examined the construct of work-nonwork boundary fit, or the congruence between an individual's work-nonwork boundary management preferences and the work-nonwork boundary management policies and practices supplied by their employer. The present study used boundary theory and person-environment (P-E) fit theory to propose that high levels of work-nonwork boundary fit would be beneficial to mental and physical health, both directly and indirectly via the dual mechanisms of conflict and enhancement. Survey methods and latent congruence modeling (LCM) were used to test these hypotheses, which were then supplemented by polynomial regression response surface mapping and qualitative analysis. Results showed that high levels of boundary fit were beneficial for mental health over time, both directly and indirectly via lowered work-to-nonwork conflict. There was no support for the mechanism of work-nonwork enhancement, although this may be due to range restrictions within the data, such that most of the participants experienced very high levels of work-nonwork enhancement. Contrary to hypotheses, high levels of boundary fit was found to be detrimental for physical health over time. Potential reasons for these differential effects are proposed, as are contributions to the literature, practical applications, and directions for future research.

Workplace Cognitive Failure as a Mediator between Work-Family Conflict and Safety Performance

The main goal of this thesis was to examine the effects of family-to-work conflict on safety performance. Data were collected from a sample of 134 employees, consisting primarily of construction workers. Results found that levels of conflict from the family role to the work role negatively affected participants' workplace cognitive failure, or cognitively based errors that occur during the performance of a task that the person is normally successful in executing. Workplace cognitive failure, in turn, was a significant predictor of levels ofsafety performance, both employees' compliance with safety procedures and the extent to which they participated in discretionary safety-related activities. Although family-to-work conflict did not significantly predict levels of safety performance, results suggest that it is a practical antecedent of workplace cognitive failure, which is an important predictor of safety behaviors. Future research should explore further antecedents to workplace cognitive failure.

Syftet med studien var att undersöka upplevelsen av Work-life balance (WLB) för poliser i yttre tjänst. Metoden som användes var en induktiv tematisk analys och materialet insamlades genom 10 semistrukturerade intervjuer med poliser som arbetade som polis i yttre tjänst. Resultatet genererade tre huvudteman: Hantera tankar och känslor, Polis som identitet och Upplevda framgångsfaktorer. Resultatet visade att WLB kunde upplevas av flera faktorer. Dessa faktorer innebar bland annat extraordinära arbetsuppgifter som exempelvis hantera dödliga utgångar och arbeta i obehagliga miljöer. Resultatet av studien berör upplevelsen av work-family conflict och family-work conflict. Resultatet visade att yrket medförde en upplevelse av att identifiera sig som polis och att det snarare blev en livsstil mer än ett yrke där livet ibland behövde anpassas på grund av yrket. Detta medförde slutsatsen att det upplevdes vara utmanande för poliser i yttre tjänst att uppnå en bra WLB. / The purpose of the study was to investigate the experience of work-life balance (WLB) for police officers on external duty. The method used was an inductive thematic analysis and the material was collected through 10 semi-structured interviews with police officers who worked as police officers in external service. The results generated three main themes: Managing thoughts and feelings, Police as identity and Perceived success factors. The result showed that WLB could be experienced by several factors. This included, among other things, extraordinary tasks such as handling deadly outcomes and working in unpleasant environments. The result of the study refer to the experience of work-family conflict and family-work conflict. The result showed that the profession entailed an experience of identifying oneself as a police officer and that it rather became a lifestyle more than a profession where life sometimes had to be adapted because of the profession. This led to the conclusion that it was perceived to be challenging for police officers on external duty to achieve a good WLB.

An unsafe playing field : Examining the troubling state of video game industry employees and their problems at work.

Instances of professional misconduct, such as sexual harassment, mobbing and bullying, have become increasingly common, particularly in male-dominated industries like the video games industry. This has led to work-life balance problems and a high turnover rate among employees, especially females. Despite existing policies, female workers continue to face unwelcome situations and feel marginalized by their colleagues. The lack of robust measures from authorities to address professional misconduct adds to their insecurity and intention to leave their jobs. This workplace unrest and role conflicts also prevent employees from fulfilling their emotional, social, and familial responsibilities. A mixed methods research study was conducted to understand the reasons behind the increase in professional misconduct and the factors contributing to its severity at the workplaces in the gaming industry. The study found that employees, particularly females, are subjected to bullying, mobbing, and sexual harassment. They are often not considered integral to the industry by their co-workers, but male employees also experience professional misconduct, but to a lesser degree. Urgent attention and effective measures are needed to create a safe and inclusive work environment for all employees, regardless of gender, and to address the rising incidence of professional misconduct, thereby improving work-life balance.

Managing Reduced Working Hours: Managerial Practices and Strategies : A qualitative multiple case study about managerial practices when implementing Reduced Working Hours

Background: The average hours per week of full-time employees have decreased since 1870, however, stayed at 40 hours per week for a long time. Now, in the early 21st century, there is a new interest of lowering the weekly hours even more. The reasoning behind the new interest is because it has been proven to increase a variety of benefits, both on an organizational and individual level.   Research Problem: Even though there is an increased interest for Reduced Working Hours per week globally, the existing research mainly focuses on the employees' side where Work-Life Balance and other benefits is highlighted. We find little research and documentation of the potential differences it entails for managers; therefore, it seems to be of lower interest to document the managers side of the phenomenon. Here we find a lack of research and a gap that needs further attention.   Research Purpose: The purpose of this study is to fill the research gap by identifying the managerial practices and strategies when reducing the weekly working hours within an organization. Thus, with the intention to create a framework for future managers to be able to make use of when implementing this strategy.   Research Question: How do different managerial practices and strategies facilitate the implementation of Managerial Innovation of Reduced Working Hours effectively for better Work-Life Balance?   Research Method: This study is done with a qualitative and inductive approach. Since our research is of this form, a relativistic ontological approach was used together with the epistemological assumptions of constructionism. We conducted a multiple case study to investigate the managerial practices that changed or had the most impact on the implementation of Reduced Working Hours. This is done in combination with grounded theory, where the aim is to develop theory that is grounded in our data.   Conclusion: Our findings show that certain practices had increased impact on the facilitation of Reduced Working Hours but the managerial focus shifts depending on the stage of implementation. We created a framework with the managerial practices that are most important during each stage of the implementation. First, planning is essential in the Pre-implementation stage with gathering knowledge and inspiration and having meetings to prepare before implementing Reduced Working Hours. The second stage, During-implementation presented manage as the essential focus. With guiding, communicating, and involving as the key practices. Lastly, in the Post-implementation stage, managers need to iterate. This is done by collecting feedback, revising the information to improve processes and practices.

På grund av den ökade flexibiliteten i form av arbetstider och arbetsplatser har kraven påindividens gränsdragning mellan arbetslivet och privatlivet blivit alltmer viktigare. Trots attmycket ligger på individens självledarskap är det även upp till arbetsgivaren att stötta sinunderställda personal med att utforma hållbara gränser. Det är därmed högst relevant attundersöka hur medarbetare upplever området, samt hur ledare förhåller sig i sitt arbetssätt föratt skapa flexibla och samtidigt hållbara arbetsplatser. Syftet med studien är att undersökamedarbetares upplevelser och ledares utmaningar i det gränslösa arbetet, för att ta reda påvilka ledarskapsstrategier som är mest effektiva i en flexibel organisation.Empirin har samlats in genom en kvalitativ metod i form av semistrukturerade intervjuer medbåde chefer och medarbetare inom samma organisation samt från experter inom området. Devalda teorierna har gett en förståelse till det flexibla arbetslivet och har använts som stöd föratt hitta strategier som ledare kan använda sig av. Resultaten av studien visar att somligamedarbetare har lättare än andra för att sätta gränser mellan arbete och privatliv. Studien kanockså påvisa att det finns en viss brist på kommunikation, tydliga riktlinjer och ett fungerandemedarbetarskap mellan chefer och medarbetare. Därmed kan strategier sommedarbetarsamtal, utbildning och utformning av riktlinjer i samverkan med arbetstagarna varalösningen på de utmaningar som finns i organisationen. Ett annat fynd handlar om att olikaindivider kräver stöttning på varierande sätt utifrån deras erfarenheter och preferenser. Det ärdärför betydande att chefen anpassar sina strategier utefter vad sina anställda behöver.
