Promouvoir la qualité de vie au travail, l'innovation et la performance au travail des cadres hospitaliers : la proactivité au travail, une nouvelle ressource ? / Promoting the quality of work life, innovation at work and job performance of hospital managers : proactivity at work a new resource?

Cette thèse a pour but d‟analyser la relation entre la proactivité au travail, la qualité de vie au travail (QVT), le comportement innovant et la performance au travail des cadres hospitaliers. En premier lieu, nous proposons une synthèse de la revue de la littérature sur le concept de la proactivité au travail. Par la suite, nous présentons les trois études empiriques réalisées. Dans l‟étude 1, nous analysons la relation entre les caractéristiques du travail et les processus cognitifs motivationnels dans l‟activation du comportement proactif au travail. Puis, nous examinons la relation entre le comportement proactif et la performance au travail ainsi que le comportement d‟innovation au travail. Les résultats de cette étude soulignent l‟existence d‟une double médiation entre les caractéristiques du travail et le comportement d‟innovation au travail ainsi que la performance au travail via l‟habilitation psychologique et la proactivité au travail. Dans l‟étude 2, nous étudions le rôle des processus cognitifs motivationnels dans l‟activation du comportement proactif au travail. Puis nous analysons les effets du comportement proactif sur des indicateurs de QVT et d‟efficacité au travail après une période de six mois. Les résultats de cette étude indiquent qu‟il n‟y a pas de relation entre le comportement proactif au travail et la QVT ainsi que la performance au travail après six mois, mais les résultats mettent en évidence la présence d‟une relation positive entre le comportement proactif au travail et le comportement d‟innovation au travail après une période de six mois. Par ailleurs, les résultats montrent que le comportement proactif au travail joue un rôle médiateur dans la relation entre les processus cognitifs motivationnels (sentiment de capabilité, émotions positives) et le comportement d‟innovation. Dans l‟étude 3, nous analysons la relation entre le comportement proactif au travail et la QVT. Les résultats obtenus montrent que le sentiment de capabilité contribue à activer le comportement proactif au travail et que la proactivité à son tour a des effets positifs sur les indicateurs de QVT. Les résultats soulignent la médiation totale du comportement proactif dans la relation entre le sentiment de capabilité et l‟engagement affectif organisationnel. Dans une étude complémentaire, nous étudions les effets de la qualité des échanges avec le supérieur (leader-member exchange) en tant que modérateur dans la relation entre le comportement proactif au travail et l‟engagement affectif à l‟égard de l‟organisation. Les résultats indiquent que l‟interaction entre la proactivité au travail et la qualité des échanges avec le supérieur contribue à renforcer l‟engagement affectif à l‟égard de l‟organisation. Les résultats de ces études contribuent à clarifier le rôle des processus cognitifs motivationnels dans l‟activation du comportement proactif au travail et permettent d‟alimenter la réflexion sur la relation entre le comportement proactif au travail, la QVT, le comportement d‟innovation et la performance au travail des cadres hospitaliers. / This thesis aims to analyse the relationship between hospital middle managers‟ proactivity at work, quality of work life, innovative behaviour, and job performance. First, literature on the concept of proactivity is reviewed. Next, three empirical studies are conducted. Study 1 analyses the role of job characteristics and the role of cognitive motivational states in the activation of proactive work behaviour. Then, the effects of proactive work behaviour on job performance and on innovative work behaviour are analysed. Results from this study highlight the existence of a double mediation between job characteristics and innovative behaviour as well as job performance through psychological empowerment and proactive work behaviour. Study 2 examines the role of cognitive motivational states in the activation of proactive work behaviour. Then, the effects of proactive work behaviour on indicators of quality of work life (QWL) and indicators of job effectiveness after a period of six months are analysed. The results of this study show no relationship between proactive work behaviour and QWL indicators and job performance after six months, but the findings reveal the existence of a positive relationship between proactive behaviour at work and innovative behaviour after a period of six months. Furthermore, the results also indicate the existence of an indirect effect between cognitive motivational states (i.e., feeling capable, positive emotions) and innovative work behaviour through proactive work behaviour. Study 3 investigates the relationship between proactive work behaviour and QWL. Results suggest that feeling capable contributes to activate proactive work behaviour, which in turn has positive effects on QWL indicators. The mediating role of proactive work behaviour in the relationship between feeling capable and affective organizational commitment is also highlighted. A final complementary study proposes and shows that high-quality leader–member exchange as moderator strengthens the relationship between proactive work behaviour and affective organizational commitment. Results from these studies help to clarify the role of cognitive motivational processes in the activation of proactive work behaviour and contribute to reflection on the relationship between proactive work behaviour, QWL, innovative work behaviour, and job performance of hospital middle managers.

Product life cycles are contracting and businesses need to stay ahead of competition. Organisations need innovative and creative employees to respond to the changing needs of the market. Corporate entrepreneurship can be defined as entrepreneurial activities within an organisation, using the resources of the organisation to achieve innovative results. Corporate entrepreneurship (also referred to as intrapreneurship) is not confined to a particular size or stage of an organisation. This study focuses on the corporate entrepreneurial behaviour of middle managers inside a large retail organisation. The uniqueness of this study is the focus on the middle managers instead of senior management. Krav på ansvarstagande för offentliga chefer har ökat under de senaste åren, och detta har i sin tur lett till ökat krav på offentliga chefer som dessutom får ta allt mer ansvar. De behöver också lägga ner allt mer av sin arbetstid på att arbeta med just ansvar. Dessa ökade krav är dock inte jämnt fördelade över organisationens chefer. Därför har ansvaret blivit stort för de chefer som ansvarstagandet faller på. Syftet med denna studie är att bidra till en ökad förståelse för ansvarstagande i offentlig sektor. Genom att i praktiken undersöka hur offentliga chefer utkrävs på ansvarstagande samt hur en offentliga organisation internt hanterar krav på ansvarstagande hoppas vi kunna bidra till en ökad förståelse kring begreppet ansvarstagande. Utifrån vårt syfte är två forskningsfrågor formulerade för att med hjälp av dessa kunna besvara syftet med studien.Studien som genomförts är kvalitativ med en abduktiv ansats. Till studien har det tillämpats ett hermeneutiskt synsätt för att kunna förstå och tolka det insamlade empiriska materialet. Det empiriska materialet har samlats in genom semistrukturerade intervjuer som genomfördes med nio respondenter vid en enhet vid Jönköpings kommun. Vi har intervjuat en högre chef, fyra enhetschefer och fyra mellanchefer som arbetar vid samma enhet. Detta för att med hjälp av respondenternas svar kunna fastställa hur en offentlig organisation och dess chefer utkrävs på ansvarstagande och internt hanterar krav på ansvarstagande.Den insamlade empirin har sedan satts i relation till den vetenskapliga litteratur som vi använt oss av i den teoretiska referensramen. Den teoretiska referensramen har utvecklats med hjälp av tidigare litteratur och behandlar tre huvudområden vilka är styrning i offentlig sektor, att förstå ansvarstagande och mellanchefer. Denna teori har sedan använts för att problematisera och analysera det empiriska materialet. Detta har i sin tur mynnat ut i slutsatserna för studien.I studien framkommer det att de undersökta cheferna kopplar begreppet ansvarstagande till ansvar och därigenom även till deras arbetsbeskrivningar. Cheferna utkrävs på så sätt på ansvarstagande genom de olika ansvarsförhållandena som kräver att de utför vissa arbetsuppgifter och sköter vissa ansvarsområden och därmed genomsyrar ansvarstagandet deras arbete. Trots de hinder som kan uppkomma för mellanchefer fungerar mellancheferna i denna organisation som en avlastning för enhetscheferna och underlättar därmed kravet på ansvarstagande som ligger på enhetscheferna. / Demands of accountability for public managers have increased in recent years which have resulted in increased demands on public managers, who must take more responsibility. Therefore, they must devote more of their working hours to work with responsibility. However, these increasing demands are not evenly distributed among the organization’s managers. Thereby the responsibility has become heavy for the mangers who deal with accountability. The purpose with this thesis is to generate knowledge about accountability in public sector. By examining how public managers are pressed for accountability and how an organization internally manage demands of accountability, we hope to contribute to an increased understanding around the concept of accountability. Two research questions are formulated to help us answer the purpose with the thesis.The study is conducted by means of qualitative method where we apply an abductive approach. It has applied a hermeneutical perspective to interpret and understand the collected empirical material. The empirical material has been collected through semi-structured interviews with nine respondents at a unit at Jönköpings kommun. We have been interviewing a senior manager, four unit mangers, and four middle managers who work within the same unit. With help from the respondents answers we would like to determine how public managers are pressed for accountability and how an organization internally handle demands of accountability.The collected data has been related to the academic literature which we used in the theoretical framework. The theoretical framework has been developed by using former literature and discusses three major topics, which are public sector governance, understanding accountability and middle managers. This theory has then been used to problematize and analyze the empirical material. All the above have led to the conclusions of this study.In this study, it appears that the examined mangers connect the concept accountability to responsibility and therefore to their job descriptions. The managers are pressed for accountability through their accountability relationships which demand that they perform their working tasks and manage their responsibilities, and thereby accountability permeates their work. Despite the obstacles that can appear for middle managers the middle managers in this organization work as a relief for the unit managers and thereby they ease the demand of accountability, which are lying on the unit managers.This thesis is written in Swedish.

Exploring the strategising practices of middle managers - a case study at a South African university

This study set out to explore the strategising practices of middle managers and thereby expand the body of knowledge in terms of middle management practices in strategising in general, and makes an original contribution at the frontiers of middle management practices in a university context in South Africa. Although some research has been done on middle managers and strategy, a knowledge gap still exists, especially regarding strategising in emerging economies, such as South Africa. More specifically, the actions of middle managers at universities are open for exploration. Universities are increasingly exposed to new challenges in a competitive environment due to declining state funding, changing student demographics, new technological developments and increased market pressures. The sustainability of universities is also threatened by changes inside the universities, such as the drive for corporatisation and a changing internal focus. The way universities respond to and pre-empt dealing with these challenges will influence the sustainability and competitiveness of the university and subsequently the nations it serves. However, very little is known about the university managers who are powerful in terms of the administrative systems and decision processes. In order to understand strategy work viii and to know what enables or constrains it, it is necessary to look at middle managers at universities. This research puts forward three main arguments: firstly, strategy is dispersed throughout the entire organisation and includes middle managers’ strategising activities. Secondly, a need exists for practically relevant research founded in the organisational realities. Thirdly, universities present a relevant context within which to study strategising practices. An exploratory qualitative case study was followed to answer the research questions. Findings indicate that university middle managers, who operate within a machine bureaucracy, create systems within systems in order to cope with the organisational demands. Middle managers are mostly responsible for strategy implementation and the support role of university managers is prominent. Findings also indicate that the strategy loses its meaning and in an environment where the strategy textual artefacts and talk are abundant. In such an environment compliance takes precedence over buy-in. Finally, this study identified the enablers of and constraints on the strategy work of university middle managers. This research confirmed that strategy and strategising are human actions and confirmed that knowledge of what people do in relation to the strategies of organisations is required. / Economics / D. Personalförsörjning i fritt fall? : En studie om personalförsörjningens möjligheter och utmaningar vid två arméförband i en tillväxande Försvarsmakt

Att bygga upp en större Försvarsmakt omfattar både utveckling och återetablering av förband. Detta medför påtagliga utmaningar utifrån rådande personalläge. Tillgänglighet på yrkesofficerare, i tillräcklig numerär och med relevant kompetens, kommer vara avgörande för tillväxttakten. Därtill har återinförandet av värnplikt, implementering av ett trebefälssystem och akademisering av officersutbildningen förändrat förutsättningarna för officersprofessionen. Studiens syfte är att skapa en djupare förståelse för hur personalförsörjning i praktiken påverkar förbanden och dess chefer. Vi ville studera vilka faktorer som haft störst inverkan på officersprofessionen inom ramen för tillväxten vid våra hemförband.  Semistrukturerade intervjuer genomfördes med chefer på Göta Ingenjörregemente (Ing 2) och Södra skånska regementet (P 7) för att förstå hur de hanterar tillväxten och de spänningar som den medför eller synliggör.   Under intervjuerna framkom att lösningen på tillväxtens utmaningar inte enbart handlar om personell uppfyllnad. Brister i grundläggande kunskaper och färdigheter, samt en accelererande vakanssituation, gör att det gradvis sker en kompetensurholkning.  Studien synliggör behovet av att systematisera kompetensförsörjningen i en långsiktig personalplanering på förbanden.  Av studien framgår också att mentor- och handledarskap, för unga officerare, är central för att kunna hantera behoven som tillväxten medför och för att utveckla officersprofessionen.  Det framkommer även i uppsatsen att många beslut kopplat till verksamhetsstyrningar och åtgärder inom tillväxten hanteras genom stuprörsledning. Detta leder till brister i framförhållning på förbanden och är en källa till frustration på flera ledningsnivåer.  Studiens övergripande insikt är att tillväxten, i olika grad och omfattning, påverkar personalförsörjningen och officersprofessionen. Vid de undersökta förbanden visar det sig att personalförsörjning inte är dimensionerad för att hantera en ökad mängd uppgifter i en tillväxande Försvarsmakt.

What role to play in strategy implementation? : Constructive interplay between middle and frontline managers / Vilken roll ska man spela vid en strategiimplementering? : Konstruktivt samspel mellan mellanchefer och linjechefer

Purpose: The purpose of this research was to study the interplay between middle managers (MMs) and front-line managers (FLMs) in strategy implementation (SI). To successfully manage and run a complex technology corporation a well-performed strategy is essential. By comparing MMs’ and FLMs’ different views and responsibilities in the SI process, both theoretical and empirical. Methodology: Theoretical material regarding leadership, middle and front-line manager roles and responsibilities, as well the strategy implementation process, obstacles and success factors are compared in the study. Supplemented by a general pilot study and primary interviews covering their view of the SI-process, obstacles and leverages, leadership, and their roles description. In total, ten pilot interviews and 12 primary interviews have been conducted, with MMs and FLMs, equally represented. Findings: In large, the main findings regarding the creation of a dynamic interplay between MMs and FLMs were three identified key attributes. Firstly, success in the SI process and constructive dynamic require a clear distribution of tasks and responsibilities between MMs and FLMs or the key responsibilities in the process. Secondly, select key people for the SI process, picked from different levels in the organization with different viewpoint and expertise. Making sure that there are total transparency and knowledge sharing between all key members and organizational levels. This will enable a greater involvement and commitment in the SI-process. Finally, to create a successful SI-process and a dynamic interplay between MMs and FLMs, strategic work must be rewarded equally compared to operational excellence and product-development efforts. / Syfte: Syftet med denna studie var att få en förståelse för samspelet mellan Mellanchefer (MM) och Linjechefer (FLM) vid genomförandet av en strategiimplementering (SI). För att lyckas kontrollera och driva en komplex teknikorganisation är en väl genomförd strategi essentiell. Detta gjordes genom att jämföra MMs och FLMs olika syn och ansvarsområden i SI-processen, både teoretisk och empirisk. Metodik: Det teoretiska materialet som har jämförts i studien inkluderar ledarskap, Mellanchefers och Linjechefens roller och ansvar, samt strategiimplementeringsprocessens hinder och framgångsfaktorer. Detta kompletterades med en övergripande pilotstudie och med primära intervjuer som visade på MMs and FLMs respektive syn på hinder, hävstänger och ledarskap under SI-processen samt deras syn på sin roll. Sammantaget hölls 10 pilotintervjuer och 12 primära intervjuer, där mellanchefer och linjechefer var lika representerade. Resultat: Rapporten konkluderar tre viktiga attribut för skapandet av ett dynamiskt samspel mellan mellanchefer och linjecheferna. För det första, krävs en tydlig fördelning av uppgifter och ansvar mellan MMs och FLMs alternativt mellan de nyckelpersonerna som är inblandade och ansvarig i processen. För det andra, är det viktigt att välja rätt nyckelpersoner i SI-processen och att plocka dessa från olika nivåer i organisationen då de besitter olika erfarenheter. Viktigt är att skapa en total transparens och kunskapsöverföring mellan alla nyckelpersoner i processen samt mellan de olika organisatoriska nivåerna. Detta kommer att resultera i ett större engagemang och en känsla av mer inflytande på SIprocessen. Slutligen, för att skapa en framgångsrik SI-process och ett dynamiskt samspel mellan MMs och FLMs, måste det strategiska arbetet belönas lika mycket som operativa och produktspecifika insatser.

The strategising of middle managers through sensemaking and sensegiving: a case study of a financial services provider in South Africa

Abstracts in English, Zulu and Southern Sotho / Middle managers are tasked with supporting new initiatives and change, while at the same time experiencing challenges in making sense of the strategic initiative and giving sense to other members of the organisation. This dissonance experienced by middle managers tasked with change informed the topic of the research. The current study explores the strategising of middle managers through sensemaking and sensegiving during a strategic initiative in a single case study within a financial services provider in South Africa. The study seeks to examine the phenomenon through the theoretical lenses of the strategy-as-practice perspective, middle manager perspective and the theory of sensemaking and sensegiving. The study adopted a qualitative-exploratory design which involved collecting data through semi-structured in-depth individual faceto-face interviews. Data was analysed through coding, using thematic analysis and the categorisation and interpretation of common themes. Three main themes emerged from the study which were categorised as middle manager dissonance, middle manager sensemaking and sensegiving actions and middle manager practices in sensemaking and sensegiving. These themes offer insight into middle manager strategising, sensemaking and sensegiving during a new strategic initiative. The study concludes that when the organisation introduced a new strategic initiative middle managers’ knowledge was disturbed. These middle managers experienced various emotions as they were trying to make sense of the changes while giving sense to other members of the organisation. Findings confirmed delays in implementation due to lack of understanding of the change by middle managers. The study also concludes that although middle managers experienced challenges initially, they moved into a task of “selling” the new initiative through sensemaking and sensegiving. Middle managers got involved in various practices such as team discussions and information sharing sessions as they make sense and give sense to other team members. Through this interaction, middle managers aligned others and created common understanding while they influence them through sensegiving. Findings of the current study may offer valuable knowledge to organisations in the financial sector and practitioners tasked with v new strategic initiatives.
