Étude descriptive des perceptions de soutien, d’habilitation et de reconnaissance favorisant la mobilisation organisationnelle au Ministère de l’éducation nationale et de l’alphabétisation du Burkina Faso

Cette thèse de doctorat se situe dans le contexte des préoccupations des autorités nationales et des organisations internationales relatives à l’efficacité des organisations publiques dans les pays en développement, dans le cadre des Objectifs du Millénaire pour le développement (OMD) et du programme Éducation pour tous (ÉPT). L’argument du manque de ressources est de plus en plus remis en cause par le constat que certaines organisations disposant de ressources moindres que d’autres de même nature, obtiennent de meilleurs résultats (Barney, 1991; Durand, 1996; Isckia, 2008). Autrement dit, la quantité de ressources n’explique pas tout; il faut considérer d’autres éléments, dont la mobilisation organisationnelle, c’est-à-dire le mouvement obtenu d’une masse critique d’employés qui adoptent des actions positives dans le sens de l’atteinte des objectifs de leur organisation. Cette mobilisation suppose un climat positif auquel contribue la présence de certains états psychologiques ressentis par les employés, notamment les perceptions de soutien et de reconnaissance de la part de l’organisation de même qu’un sentiment d’habilitation psychologique (Tremblay et Simard, 2005). Ces perceptions et ce sentiment constituent les points focaux de la recherche que nous avons menée au sein du Ministère de l’éducation nationale et de l’alphabétisation (MÉNA) du Burkina Faso. L’objectif principal de notre recherche est de décrire ces trois états psychologiques. Le soutien organisationnel perçu (SOP), l’habilitation psychologique (HP) et la reconnaissance perçue ont été explorés à partir des travaux de Eisenberger et al. (1986), de Spreitzer (1995) et de Brun et Dugas (2005) respectivement. Nous avons délibérément choisi la perspective des employés plutôt que celle des pratiques de gestion observées ou déclarées de leurs supérieurs et avons entrepris de connaître leurs perceptions. Ces dernières méritent que l’on s’en préoccupe car aucune politique, mesure ou pratique visant à instaurer un climat organisationnel mobilisant ne peut être efficace si elle n’est pas perçue comme telle par les employés. Utilisant une méthodologie mixte, nous avons recueilli auprès de cadres et de directions d’école, des données sur les trois états psychologiques retenus, à l’aide d’un questionnaire comportant 37 énoncés (65 répondants); d’entrevues individuelles visant à enrichir, compléter, expliciter ou illustrer les informations obtenues par le questionnaire (18 participants); et de deux groupes de discussion autour des résultats de l’analyse préliminaire des réponses au questionnaire (7 participants). Au total, les données ont été recueillies auprès de 73 personnes, certaines d’entre elles ayant à la fois répondu au questionnaire et participé à une entrevue individuelle. Les données ont été traitées par état psychologique à l’aide des logiciels SPSS Statistics 20 (pour les questionnaires) et QDA Miner 4.0.11 (pour les entretiens individuels). Pour chaque énoncé, chaque variable créée et chacune des caractéristiques (fonction, genre et milieu de travail), nous avons d’abord obtenu des mesures de tendances centrales; nous avons poursuivi en ajoutant un second niveau de traitement en combinant les caractéristiques, par exemple : la fonction (cadre ou direction d’école) et le genre (femme ou homme). Nous avons ensuite procédé au codage des verbatims des entretiens en vue d’en extraire des éléments qui corroborent, précisent ou nuancent les résultats de l’analyse des données obtenues par le questionnaire pour chaque état psychologique. L’exploitation des données d’entretiens visait également à identifier des éléments portant sur le thème de la mobilisation au MÉNA. Les résultats des analyses des données issues des questionnaires indiquent globalement que le soutien organisationnel est perçu de façon négative au sein du MÉNA, seule la valorisation du travail réalisé recueillant un sentiment un peu moins négatif. Les répondants se perçoivent habilités psychologiquement; des quatre composantes de l’habilitation psychologique, c’est l’autonomie qui recueille la perception la plus négative. En ce qui concerne la reconnaissance, on observe une perception positive des éléments reliés à la communication et négative lorsqu’il s’agit de l’appréciation du système d’attribution des récompenses. En complément à ces résultats obtenus de l’analyse des données issues du questionnaire, les entretiens ont permis de mettre en lumière le fait que des pratiques efficaces de gestion (par exemple la rapidité des réponses aux demandes, l’application des normes de ponctualité et d’assiduité, la réception régulière du salaire) sont considérées comme des marques de soutien organisationnel. Ces entretiens ont également permis de découvrir un fort potentiel d’implication personnelle et professionnelle des participants rencontrés qui affichaient une disposition favorable à l’augmentation de leur contribution tout en souhaitant une plus grande reconnaissance de leur potentiel. La prise en compte de la fonction, du genre et du milieu de travail a permis de raffiner les analyses. À titre d’exemple: le soutien organisationnel est perçu plus positivement en milieu urbain qu’en milieu rural; les cadres perçoivent positivement la valorisation que le ministère accorde à leur contribution; alors que les directrices d’école ont une appréciation négative de cette valorisation. Le sentiment de compétence est éprouvé de façon plus positive chez les cadres alors que le sentiment d’autonomie est plus positif chez les directions d’école. En milieu urbain, la transmission de l’information, les rencontres avec les supérieurs et les témoignages d’appréciation sont plus présents qu’en milieu rural. Dans cette recherche, qui s’est déroulée dans un contexte subsaharien, nous avons affiché un parti pris pour une approche universaliste plutôt que culturaliste. Tout en reconnaissant que les traditions et la culture font partie de l’environnement organisationnel, nous pensons qu’elles ne sont pas les principaux facteurs explicatifs des comportements des employés dans une organisation. Les propos tenus par certains des participants que nous avons rencontrés renforcent notre conviction que les pratiques de gestion généralement perçues positivement par les employés le sont également dans ce contexte. / This doctoral thesis is situated in the context of national authorities' and international organizations' concerns about the effectiveness of public organizations in developing countries, pursuant to the Millennium Development Goals (MDG) and the Education For All program. The argument of lack of resources has been increasingly challenged by the observation that some organizations with fewer resources than other similar ones produce better results (Barney, 1991; Durand, 1996; Isckia, 2008). This implies that the quantity of resources is not the only determining factor. Other aspects must be considered, such as organizational mobilization, i.e., the movement generated by a critical mass of employees acting in ways that support the achievement of their organization's goals. Mobilization of this kind requires a positive climate that results from the presence of specific psychological states felt by employees, in particular, the perceptions of being supported and recognized by the organization, and a sense of psychological empowerment (Tremblay & Simard, 2005). These perceptions and feelings are the focus of the study we conducted at Burkina Faso's Ministère de l'Éducation nationale and de l'alphabétisation (MÉNA) [National Ministry of Education and Literacy]. The main objective of our research was to describe these three psychological states. We explored perceived organizational support (POS), psychological empowerment and perceived recognition by drawing on the work of Eisenberger et al. (1986), Spreitzer (1995) and Brun & Dugas (2005) respectively. We deliberately chose to work from the perspective of employees, rather than the observed or self-reported management practices of their superiors, and strove to discover theirs perceptions. Perceptions merit attention because no policy, measure, or practice aiming to instill a mobilizing organizational climate will be effective if it is not perceived as such by the employees. Using a mixed methodology, we gathered data from senior educational administrators and school principals on the three selected psychological states with a questionnaire containing 37 statements (65 respondents); individual interviews designed to enrich, supplement, clarify, or illustrate information generated by the questionnaire (18 participants); and two focus groups that reviewed the results of the preliminary analysis of the questionnaire data (7 participants). In all, data were gathered from 73 individuals, some of whom both answered the questionnaire and took part in an individual interview. The data concerning each psychological state were processed using SPSS Statistics 20 software (for the questionnaires) and QDA Miner 4.0.11 (for the individual interviews). For each statement, each variable created, and each of the characteristics (function, gender, and work setting), we first obtained measures of central tendency; we then introduced a second level of processing by combining characteristics, for example, function (senior educational administrator or school principal) and gender (female or male). We then coded the interview transcripts with a view to extracting elements that would confirm, clarify, or nuance the findings of the analysis of questionnaire data for each psychological state. The analysis of the interview data aimed also to identify elements relating to the subject of mobilization within MÉNA. The analysis of questionnaire data generally revealed that organizational support is perceived in a negative way within MÉNA, with only the appreciation of job performance recording a slightly less negative perception. The respondents perceived themselves as psychologically empowered; of the four components of psychological empowerment, autonomy was perceived most negatively. With regard to recognition, we noted a positive perception of elements pertaining to communication and negative perceptions of the reward system. The results of our analysis of the questionnaire data were enriched by the material gathered from the interviews, which revealed that effective management practices (e.g., quick response to requests, application of punctuality and attendance standards, regular pay) are viewed as evidence of organizational support. The interviews also revealed a strong potential for personal and professional commitment on the part of participants, who exhibited readiness to contributing more to the organization in exchange for greater recognition of their potential. We refined our analyses by considering function, gender, and work setting. We observed, for instance, that organizational support is perceived more positively in urban settings than in rural areas; senior educational administrators have a positive perception of the Ministry's recognition of their contribution, whereas school principals have a negative perception of this recognition. The feeling of being competent is more positive among senior administrators, while the sense of autonomy is perceived more positively by school principals. In urban areas, information transmission, meetings with superiors, and expressions of appreciation are more frequent than in rural areas. In this research, which was conducted in a sub-Saharan context, we adopted a "universalist" rather than a "culturalist" approach. While recognizing that traditions and culture are part of the organizational environment, we believe they are not the main factors driving the behaviour of employees in an organization. The comments of some of the participants we met reinforced our conviction that management practices that are usually perceived positively by employees are perceived the same way in this context.

Cette recherche aborde le thème des jeux en ligne et plus précisément celui des MMORPGs. L'objet de notre étude consiste à mieux comprendre en quoi « la guilde », une forme d'organisation sociale propre à ce type de jeu, constitue un facteur favorable aux comportements de citoyenneté organisationnelle (CCO). Ces comportements sont définis au travers de la littérature comme des comportements discrétionnaires qui ne sont pas exigés par la tâche et qui contribuent au succès de l'organisation. Cette étude s'intéresse aux comportements de citoyenneté organisationnelle chez les membres d'une guilde. L'échantillon interrogé témoigne d'une perception différente en termes de citoyenneté organisationnelle. L'analyse des réponses révèle que les membres d'une guilde se considèrent davantage comme de bons citoyens organisationnels que les joueurs indépendants. Ainsi, ces divers entretiens ont fait ressortir des liens entre l'appartenance à une guilde et les comportements de citoyenneté organisationnelle en soulignant notamment l'influence de l'engagement affectif et du soutien organisationnel perçu dans ce processus de mobilisation. / This research approaches the topic of the online games and more preciselyMMORPGs. The purpose of our study is to better understand how «the guild», a particular form of social organization to this kind of play, constitutes a favourable factor for the organizational citizenship behaviors (OCB’s). These behaviors are defined, through the literature, as discretionary behaviors, that go beyond prescribed formal role requirements and duties and which contribute to the overall success of the organization. Our study focuses on the organizational citizenship behaviors of guild members. The sample of survey respondentsaccurate knowledge of a different perception in terms of organizational citizenship behaviors. The analysis of the answers also shows that the guild members consider themselves more as organizational citizens than the independent players. These semi-structured interviews emphasized the bond between the guild membership and organizational citizenship behaviors by underlining the influence of two factors such as the affective commitment and the perceived organizational support in this process of mobilization.

Organisatorisk tillit : En kvalitativ studie av en statlig myndighet

Tillit som begrepp blir allt viktigare som organisatoriskt styrmedel desto mer kunskapsintensiv organisationen blir. I studiens undersökta organisation läggs ett större ansvar på tjänstemannens kunskap samtidigt som verksamheten karaktäriseras av regler och riktlinjer som avspeglas i processtyrning och kontroller som upplevs begränsa ansvaret. Syftet med denna studie är att beskriva och analysera handlingar som påverkar den organisatoriska tilliten hos anställda inom den undersökta statliga myndigheten. För att svara mot studiens syfte har vi genomfört en kvalitativ undersökning bestående av sju semistrukturerade intervjuer med respondenter vars arbetsroll är handläggare. Intervjuerna såväl som interna styrdokument har analyserats och tematiserats utifrån teori som berör organisatorisk tillit. I studien har vi identifierat fem områden som har visat sig vara av större betydande faktorer för organisatorisk tillit hos individerna. Dessa områden som även analyserats är arbetsmängd, arbetssätt och kontroll, förståelse, förändring och kommunikation. Det har framkommit att en känsla av självbestämmande finns, även om arbetet ofta beskrivs innefatta regler, riktlinjer och kontroll. Vår uppfattning är att det råder en hög organisatorisk tillit från de intervjuade handläggarna, något som vi främst menar beror på den byråkratiska strukturen och dess bidragande faktor till det upplevda organisatoriska stödet. Konsekvenserna av den organisatoriska tilliten behöver däremot inte alltid vara positiva. Slutsatser som dragits är att styrningen behöver anpassas utifrån rådande organisationskultur och -struktur för att inte bryta med den normativa styrlogiken så pass att det skapar organisationsstrukturell inlåsning. / Trust as a concept is becoming increasingly important as an organizational governance instrument, the more knowledge-intensive the organization becomes. In the organization featured in this study, it appears that greater demands are being placed on the employee's knowledge. At the same time, the organization is often characterized by rules and guidelines that reflect forms of governance and control, which are perceived as limiting individual responsibility. The purpose of this study is to describe and analyze actions that affect the organizational trust of employees in a Swedish public-administration organization. In order to respond to the purpose of the study, a qualitative study consisting of seven semi-structured interviews with administrators has been conducted. The interviews have been analyzed thematically using internal policy documents and a theoretical lens within the concept of organizational trust. In this study, we have identified five areas that have shown to be significant factors in the perception of organizational trust by the administrators: workload, working methods and external controls, understanding, change, and communication. It has become apparent that a sense of self-determination exists, even though the work is often characterized by rules, guidelines and external controls. In the interviews a high level of organizational trust came across, something that appears to be linked to the bureaucratic structure and a perceived organizational support. However, the consequences of organizational trust are not always necessarily positive. Conclusions drawn are that the management needs to be adaptable based on the prevailing organizational culture and structure, so as not to break with the normative control logic, which can create organizational structural lock-in.

The Psychological Contract: The Development and Validation of a Managerial Measure

The research objective was to develop, through two phases involving development and validation, a measure of the psychological work contract for managerial level employees. The psychological contract is the unwritten implicit contract that forms in the minds of employees and contains the obligations and expectations that they believe exists between themselves and the organization. In the first and qualitative phase of the study, a structured interview procedure resulted in the collection of 651 responses from a convenience sample of 35 managers from seven New Zealand organizations. Responses related to what these managers believed they were obligated to provide the organization (perceived organizational expectations), and what they believed the organization was obligated to provide them (their expectations). Content analysis of these 651 statements resulted in the development of two initial measures of the psychological contract (employee obligations, organization obligations). The employee obligations measure (perceived organizational expectations of the employee) contained 16 items, and the organization obligations measure (employee expectations of the organization) contained 23 items. In the second and quantitative phase of the study, and using the same criteria for participation as for phase one, a convenience sample of 124 managers from 13 New Zealand organizations completed questionnaires. The questionnaires included the measures of psychological contract content developed in phase one of the study, and 8 organizational psychology variables to be included in a nomological network. The nomological network included intention to quit, perceived organizational support, work and job involvement, job satisfaction, career plateau, organizational commitment, person-organization fit, and 2 performance measures. A separate questionnaire covering job performance and organizational citizenship behaviour was completed by 94 of the participants' managers. Of the 54 relationships predicted in the nomological network, 41 were significant. Of the 13 non-significant relationships, 10 involved relationships with the two performance measures. The measures of the psychological contract were subjected to a construct validation process involving two steps. The first step involved item and factor analysis. Factor analysis of the two measures of the psychological contract revealed two factors in each. One factor, termed relational obligations and reflecting a collective interest between the employee and the organization, included the items that were believed to influence more directly the relationship between managers and the organization. This factor included items such as be committed to the job (an employee obligation) and provide a physically and socially safe environment (an organizational obligation). The other factor, termed transactional obligations and reflecting a self/other interest on the part of the employee, included the items that were believed to be of a more direct employment transactions nature. This factor included items such as stay true to your own values and beliefs (an employee obligation) and provide professional and personal support (an organizational obligation). In the second step of the validation process, the measures of the psychological contract were embedded into the nomological network and their relationships with the ten variables in that network were tested. Of the ten hypothesised relationships, only one emerged as significant, that being the relationship between the organization obligations component of the psychological contract and person-organization fit. Minimal support for construct validity of the measures of the psychological contract was provided confirming that further effort will be required before complete construct validity may be claimed for the measured. Although the contribution the research makes to the field of knowledge may be limited, it does provide some validation of existing measures of the psychological contract, developed in other studies using different samples. The present findings increase our knowledge of the content of the psychological contract for managers. Additionally, a methodological framework has been established for continuing research into the content of psychological contracts, including an exploration of the relationship between content and fulfilment, along with a structure for comparing the psychological contract of disparate occupational groups. The most likely explanation for the hypotheses not being fully supported is that it is fulfilment (or conversely breach or violation) of the psychological contract, rather than the content of the contract per se, that is related to the variables in the nomological network. Whilst the hypotheses were based on research that considered fulfilment of the contract, this study focussed on the content of psychological contracts. The reasons for basing the hypotheses on research that considered fulfilment, the influence of this decision on hypothesis testing, and other possible explanations for the hypotheses not finding greater support, are explored. The limitations of the study, and possible directions for future research, are discussed.

組織內不同支持來源與員工情緒耗竭關係之研究 / The effects of different sources of support within the organization on employees emotional exhaustion

Using the Job Demands – Resources Model, this study investigates the moderating role of support in the organization, such as coworker, supervisor, and perceived organizational support, in attenuating the relationship between emotional job demand and employees’ emotional exhaustion. A series of hierarchical regression analysis on 237 respondents indicate that emotional job demand is negatively related to emotional exhaustion. With respect to the moderating role of support variables, although both instrumental and emotional support from supervisors are shown to moderate the relationship between emotional job demand and emotional exhaustion, only instrumental support is associated with lower levels of emotional exhaustion. This finding provides evidence for the buffering effect. Findings indicate several promising theoretical and managerial implications, and suggestions for future research.

La relation entre l’environnement de travail et l’engagement affectif envers l’organisation : l’effet modérateur de la génération

La présente recherche a comme objectif d’étudier l’effet de l’environnement de travail sur l’engagement affectif envers son organisation. Le concept de l’environnement de travail se compose de trois dimensions, à savoir les caractéristiques de l’emploi, la communication managériale et la perception du soutien organisationnel. Cette recherche vise également à comprendre s’il existe un effet modérateur de la génération sur la relation entre ces dimensions de l’environnement de travail et l’engagement affectif. Les générations Baby-boomers, X et Y sont celles à l’étude. Les données ont été collectées au sein de deux compagnies privées dont la main-d’œuvre n’est pas syndiquée. Au total, 110 participants ont répondu au questionnaire. Des analyses de régression multiple ont permis de vérifier l’effet distinct de chaque dimension de l’environnement de travail sur l’engagement affectif alors que des analyses de régression hiérarchique ont testé la présence d’un effet modérateur de la génération dans cette relation. Les résultats indiquent que les seules dimensions de l’environnement de travail ayant un effet direct et significatif sur l’engagement organisationnel affectif sont la communication managériale et la perception du soutien organisationnel. En ce qui a trait à la génération à laquelle appartient le travailleur, il semble que cette variable ne modère pas la relation entre les dimensions de l’environnement de travail et l’engagement affectif. Les apports théoriques et pratiques de cette étude sont discutés tout comme ses limites et quelques recommandations pour les recherches futures. / The objective of the present research is to study the effect that the work environment can have on affective commitment toward the organization. The concept of work environment is divided into three dimensions. They are the job characteristics, the communication with the supervisor and the perceived organizational support. This research also wishes to understand if there exists a moderating effect of the generation on the relationship between these dimensions of the job environment and affective commitment. The generations of the Baby-boomers, X and Y are the one selected for the purposes of this study. The data were collected in two private and non-unionized companies. In total, 110 participants answered the questionnaire. Regression analysis were conducted to verify the distinct effect of each of the three dimensions of the work environment on the affective commitment and also to test the presence of a moderating effect of the generation in this relationship. The results indicate that the only dimensions of the work environment having a direct and significant effect on the affective organizational commitment are communication with the supervisor and perceived organizational support. Concerning the generation of the worker, it seems that this variable does not moderate the relationship between the dimensions of work environment and affective commitment. The theoretical and practical implications of this research are discussed as well as its limits and recommendations for future researches.

En lien avec les théories du bien-être, du succès de carrière, de l'autodétermination et de l'échange social, la thèse s'attache à cerner les déterminants organisationnels, psychosociaux et individuels du bien-être psychologique dans une perspective eudémonique et des succès de carrière objectif et subjectif avec comme mécanisme explicatif central la satisfaction des besoins psychologiques auprès des conseiller-es. En parallèle, cette thèse vise à valider plusieurs échelles (e.g., échelle d'auto-efficacité en conseil de carrière ; échelles de succès de carrière objectif et subjectif, échelle de gestion des carrières organisationnelle perçue...). Une première étape (étude 1) à l'aide d'entretiens exploratoires (N=15) a permis de cerner les concepts en lien avec bien-être et la réussite des conseillers. La deuxième étape, reposant sur un questionnaire, incluait les outils de mesure du bien-être psychologique au travail (BEPT) du succès e carrière, de la qualité es échanges leaders et membres (LMX), du soutien des colègues, du sentiment d'efficacité, de l'estime de soi et de la satisfaction des besoins psychologiques puis une échelle de mesure de la gestion organisationnelle de carrière. Les questionnaires ont été complétés par 1132 conseiller-es de l'accompagnement professionnel en France. La phase 1 (études 2 à6) a permis de tester des modèles avec analyses de médiations (Hayes & Preacher, 2014) auprès de la population totale puis des consiller-es en Cabinet de Conseil (N=287), des conseiller-es Psychologue de l'Education Nationale (N=297) et des conseiller-es de Pôle Emploi (N=224). La phase 2 (études 7,8,9) a testé et validé trois modèles à l'aide de modélisations en équations structurelles 5SEM) pour le bien-être psychologique au travail, les succès de carrière objectif et subjectif. Il en résulte que la satisfaction des besoins joue un rôle primordial dans l'émergence du bien-être psychologique au travail et des deux formes de succès de carrière facilitant les effets du soutien organisationnel et des échanges leader-membres ainsi que du sentiment d'auto-efficacité et de la satisfaction de carrière. Les implications scientifiques et pratiques sont discutées de manière générale et au regard de chaque type de population. / Based on theories of well-being, career success, self-determination, and social exchange, this thesis attempts to understand the organizational, psychosocial, and individual inducers of psychological well-being (PWB) and the objective and subjective forms of career success by taking into account need satisfaction as an explanatory mechanism. Another aim is to validate several scales (e.g., a carreer counseling self-efficiency scale, objective and subjective career scales, perceived organizational career scales, etc.). The first part (Study 1) using exploratory interviews (N=15) allowed us to identify some concepts related to the well-being and success of counselors. The second part, based on questionnaires, included scales of well-being at work, career success, leader-member exchange quality 5LMX), colleague support, self-efficacy, self-esteem, psychological needs, and perceived organizational career management. Questionnaires were filled out by 1132 counselors in France. Studies 2 to 6 tested specifically on counselors from counseling agencies (N=287), counselor psychologists working for theFrench Board of Education (N=297), and counselors from publicu unemployment agencies (N=224). Studies 7, 8, et 9 tested and validated three structural equation models (SEM) of well-being at work, and objective and subjective career success. The results showed the need satisfaction played a major role in well-being at work and both kinds of career success, thereby facilitating the effects of organizational support, leader-member exchange, self-efficacy, and career satisfaction. Scientific and practical implications are discussed in general and with regard to each type of participant group.

Shorter product life cycles in an increasingly aggressive market have exerted tremendous pressure on employees, with subsequent health related side effects, including psychosomatic diseases and stress. Treating such ailments, although relevant in minimalizing individual human suffering, has proven insufficient in providing alternatives for the work-place environment from the health care standpoint as to include overall well-being and challenge-coping skills for employees. Positive psychology, interested in people development studies, allows organizations, managers, and employees to broaden options in dealing with people’s health issues in a way to positively impact organizations. The objective of this study is to confirm whether organizational values, perceived organizational support, and perceptions of (distributive and procedural) justice are antecedents of well-being in the work place, as measured by a construct of distinct variables of work-place satisfaction rates, job involvement, and affective organizational commitment. The sampling involved 404 workers from the metropolitan area of São Paulo, including 209 males and 193 females. The sampling was split into two entrepreneurial fields, half of which working in the financial market (composed of one single company corresponding for 243 subjects) and the other half not in the financial market (composed of 13 different companies corresponding for 161 subjects). As data gathering tool the author used a composite sevenscale questionnaire including three workplace well-being variables and four independent variables studied as its antecedents. Results demonstrate that both the perceptions of organizational support and distributive and procedural justice perception engendered a correlated increase in job satisfaction and affective organizational commitment. The organizational value autonomy have been confirmed as job involvement antecedent. The organization value realization and procedural justice perception have been confirmed as a organizational commitment antecedent for the non-financial and the financial samples respectively. Results show that well-being in the workplace is promoted when organizations implement supportive and dignifying treatment policies and practices towards employees, where organizational values that sustain an innovation-and-creativity-friendly environment and meritocracy are strengthened and where organization-employee relations are encouraged by sincerity and honesty. Employees will, thusly, tend to develop healthy social exchange based on trust and loyalty while investing their efforts for the organization / A complexidade crescente no ambiente de trabalho tem exigido capacidade de adaptação dos empregados, com papéis exigindo maior flexibilidade e criatividade para superar os desafios que se apresentam. Ciclos de vida de produtos cada vez menores num mercado muito agressivo têm acarretado enormes pressões nos empregados, com efeitos colaterais na saúde, como estresse e doenças psicossomáticas. O tratamento de doenças, embora relevante para minimizar o sofrimento humano, não tem sido suficiente para dar respostas desejadas neste ambiente de trabalho numa concepção de saúde que abranja o bem-estar e que permita aos empregados enfrentar melhor os desafios que se apresentam. O campo da psicologia positiva, voltada ao estudo dos fatores que propiciam o florescimento das pessoas, permite às organizações, gestores e empregados ampliar o leque de alternativas possíveis para melhorar a saúde das pessoas, com reflexos positivos para as organizações. O objetivo deste estudo visou a confirmar se os valores organizacionais, percepção de suporte organizacional e percepções de justiça (distributiva e de procedimentos) são antecedentes de bem-estar no trabalho, um construto composto das variáveis de satisfação no trabalho, envolvimento com o trabalho, e comprometimento organizacional afetivo. A amostra envolveu 404 trabalhadores atuando em empresas na região da Grande São Paulo, sendo 209 do sexo masculino e 193 do sexo feminino. Dividiu-se a amostra a partir de dois agrupamentos de empresas, o setor financeiro (compreendendo uma empresa com 243 respondentes) e o setor não financeiro (compreendendo 13 empresas com um total de 161 respondentes). Como instrumento para coleta de dados utilizou-se de um questionário composto de sete escalas, abrangendo as três variáveis de bem-estar no trabalho e as quatro variáveis independentes estudadas como seus antecedentes. Os resultados deste estudo, nos dois setores estudados, confirmaram que a percepção de suporte organizacional e a percepção de justiça distributiva acarretam maior satisfação no trabalho. A justiça de procedimentos também mostrou capacidade preditiva de satisfação no trabalho para o setor financeiro. O valor organizacional autonomia confirmou-se como antecedente de envolvimento com o trabalho nos dois setores. O valor organizacional realização e a percepção de justiça de procedimentos posicionaram-se como antecedentes de comprometimento organizacional afetivo para os setores não financeiro e financeiro, respectivamente. O valor organizacional preocupação com a coletividade e a percepção de suporte organizacional mostraram capacidade preditiva de comprometimento organizacional afetivo para os setores financeiro e não financeiro, respectivamente. Os resultados revelam que se promove o bem-estar no trabalho quando, nas organizações, se adotam políticas e práticas que dêem suporte e tratamento digno aos empregados, reforçando valores organizacionais que promovam um ambiente propício à inovação e à criatividade, com maior autonomia, onde os gestores valorizam a competência e o sucesso dos trabalhadores, e onde se predomina a honestidade e a sinceridade nas relações entre as pessoas e a organização. Os empregados tenderão a desenvolver transações típicas das trocas sociais, investindo seus esforços para a organização, com base na confiança e na lealdade.

The entry of young people into the labor market has presented a scenario of instability, dissatisfaction, and new behaviors in the procedures proposed by organizations that expect more commitment by the young employees. Currently, young people seek personal job satisfaction, self-realization, and recognition, which were less frequent behaviors in earlier generations (Twenge, 2010). The literature reports that these young people are creative, ambitious, and interested in people and groups (Tapscott, 2010). According to some authors, relational bonds (Eisner, 2005) and the role of leadership (Lipkin; Perrymore, 2009) have emerged as key factors for the stability of the young in the organization. This study aims to identify the perception of the young, digital generation on the support work offered by the organization. For that, the constructs of Perceived Organizational Support (POS) and Perceived Social Support (PSS) were studied. In this research a survey was used, replicating the questionnaires by Siqueira (2009). The study sample was composed of young, lower middle class, college students, who already work or have professional experience. The data collected in the survey were tabulated and processed by the PLS software. The Organizational Support construct was altered to identify variables that relate to the welfare of the employee, job satisfaction, the physical and environmental conditions of work, and the company's availability to assist the employee in case of need. The construct Social Support, the factor about the perception of the young regarding communication, was kept with just a small adjustment. The proposed changes in the organization of the Social Support construct suggest that respondents are less concerned about the factors that involve relationships with team members and the resources offered by companies for development of the work, and more concerned with information and communication. These areas are significant and valued factors by young people in their working environment. / No ambiente organizacional, as transformações decorrentes das mudanças sociais proporcionadas pelo acesso aos recursos da Tecnologia da Informação (TI) ocorrem nos processos de produção, na forma de trabalhar e na maneira de ver e interpretar o trabalho. Entretanto, o ingresso de jovens no mercado de trabalho tem apresentado um cenário de instabilidade, insatisfação e comportamentos novos frente aos procedimentos propostos pelas organizações, que esperam mais comprometimento por parte dos jovens empregados. Atualmente, os jovens buscam a satisfação pessoal no trabalho, autorrealização e o reconhecimento, comportamento menos frequente em gerações anteriores. (Twenge, 2010). A literatura informa que estes jovens são pessoas criativas, ambiciosas, interessadas pelas pessoas e pelos grupos (Tapscott, 2010). Segundo alguns autores, os vínculos relacionais (Eisner, 2005) e o papel da liderança (Lipkin; Perrymore, 2009) têm se mostrado fatores fundamentais para a estabilidade do jovem na organização. Este estudo tem por objetivo identificar a percepção do jovem da geração digital sobre o suporte ao trabalho oferecido pela organização. Para atingir esse objetivo, foram estudados os constructos de Percepção do Suporte Organizacional (PSO) e Percepção do Suporte Social (PSS). A pesquisa de campo utilizou uma pesquisa survey, replicando os questionários de Siqueira (2009). A população estudada foi composta por jovens estudantes universitários de classe média baixa, que já trabalham ou tiveram uma experiência profissional. Os dados levantados na pesquisa foram tabulados e processados por meio do software PLS - (Partial Least Square). Os resultados mostraram que o constructo Suporte Organizacional sofreu alteração e manteve variáveis que se relacionam ao bem estar do empregado, satisfação com o trabalho, condições físicas e ambientais de trabalho e disponibilidade da empresa em ajudar o empregado, em caso de necessidade. No constructo Suporte Social, foi mantido, quase sem alterações, o fator acerca da percepção do jovem sobre a comunicação. As alterações propostas na organização do constructo Suporte Social sugerem que os respondentes são pouco preocupados com os fatores que envolvem relacionamento com os integrantes da equipe e com os recursos ofertados pelas empresas para desenvolvimento dos trabalhos. A informação e a comunicação são fatores significativos e valorizados pelos jovens em seu ambiente de trabalho.

L’influence des perceptions des pratiques de GRH et des facteurs de contexte organisationnel sur la fidélité des employés : cas des médecins du secteur public au Burundi. / The influence of HRM practices’ perceptions and the organizational context factors on employee loyalty : the case of public sector Burundi’s physicians.

Dans un contexte de crise des Ressources Humaines pour la santé dans le monde, la fidélisation des professionnels de santé constitue un défi important pour les organisations de santé des pays d’Afrique Subsaharienne. Dans la mesure où les recherches existantes suggèrent de développer des politiques RH appropriées (Lucas, 2005) pour venir à bout de cette crise, notre étude examine l’influence que peuvent avoir les perceptions des pratiques de GRH et des facteurs de contexte organisationnel dans lequel ces pratiques sont déployées sur la fidélité des employés à leur organisation. En mobilisant la théorie de l’échange social (Blau, 1964), deux études ont été réalisées : une première effectuée via 27 entretiens semi-directifs et dont les données ont été analysées à l’aide du Logiciel NVIVO 11 et une seconde conduite par questionnaires auprès d’un échantillon de 225 médecins et dont les données ont été traitées à l’aide des logiciels SPSS 23 et AMOS 23. Les principaux résultats révèlent d’abord l’existence des effets positifs directs des pratiques de GRH sur le soutien organisationnel perçu (SOP) et sur la justice procédurale perçue qui à leur tour affectent positivement l’implication organisationnelle affective des médecins et négativement leur l’intention de quitter volontairement l’organisation d’une part, et que la performance individuelle n’est ni associée au soutien organisationnel perçu ni à la justice procédurale perçue, d’autre part. Ils indiquent ensuite que les facteurs de contexte organisationnel interne (la satisfaction à l’égard des équipements, la satisfaction à l’égard de l’environnement physique de travail) influencent positivement le SOP par les médecins (1), sont tous associés à leur implication organisationnelle affective et leur intention de départ volontaire (2) et que les facteurs de contexte externe (la satisfaction à l’égard du niveau d’accès aux soins des patients et la satisfaction à l’égard des conditions de vie socio-économique) sont associés à l’intention de départ volontaire des médecins (3). Enfin, les tests des effets indirects basés sur des analyses en bootsrap (Preacher et Hayes, 2008; Hayes, 2013) révèlent que les effets des pratiques de gestion de carrières sur l’implication organisationnelle sont à la fois médiatisés par le SOP et par la justice procédurale perçue par les médecins tandis que le SOP exerce un rôle médiateur des effets des pratiques de rémunération et des facteurs de contexte interne sur leur implication organisationnelle affective et sur leur intention de départ volontaire. / In the context of the human resources for health crisis, the development of healthcare professionals’ loyalty is an important challenge for healthcare organizations in the Sub-Saharan African Region. To overcome the crisis, the existing researches have suggested the relevance of focusing on and developing adequate HR policies (Lucas, 2005). Thus, our study examines the influence that HRM practices perceptions and the organizational context’s factors might have on employees’ loyalty toward their organization. The social exchange theory (Blau, 1964) was mobilized and two studies were undertaken. First, 27 semi-structured interview were conducted in the qualitative phase and data were analyzed using NVIVO 11 software. A questionnaire was then designed and filled in by a sample of 225 physicians; data were analyzed using SPSS 23 and AMOS 23 software. The main results reveal firstly, the existence of the direct positive effects of HRM practices on the perceived organizational support (POS) and on the perceived procedural justice, both affect positively the affective commitment and negatively the voluntary leaving intention. It can be concluded that the physician’s individual performance is neither associated with their perceived organizational support (POS) nor with their perceived procedural justice, at the other hand. The respondents indicate that internal organizational context’s factors (the satisfaction towards the hospital’s work equipment, the satisfaction towards the physical working environment) influence positively the perceived organizational support (1), are associated to their affective commitment and their voluntary leaving intention (2) and that the external context’s factors (the satisfaction towards the healthcare access of the population visiting public hospitals and the physicians’ satisfaction towards the socioeconomic living conditions) are associated to the voluntary leaving intention of the doctors (3). Finally, the tests of the indirect effects based on bootstrap analysis (Preacher & Hayes, 2008; Hayes, 2013) reveal that the effects the career management practices have on the affective commitment are mediated by the POS as well as by the perceived procedural justice (1) whereas the POS mediates the effects the reward practices and the internal organizational context’s factors have on the affective commitment and the voluntary leaving intention (2).
