Organizational Identity at a Nigerian Integrated Food Processing Company: The Case of Feed Me Ventures Limited

Research in organizational identity as pioneered by Albert and Whetten (1985) provides that organizational identity is central, enduring and distinctive. As Gioia et al. (2013) put it, “what we know about organizational identity, including its dynamic aspects, is based on the study of organizations located within a single and uniform geographic market (U.S./European) and/or stable institutional environment (developed markets)” (p. 180). This study thus carries research in organizational identity forward by locating it at an integrated food manufacturing company, Feed Me Ventures Limited, in the non-western, developing country, Nigeria. As businesses expand globally, it becomes pertinent for global organizations and managers in organizations outside the West to become aware of possibly divergent forms of organizational identity and formation processes that may exist. Nigeria is a community faced with unstable and corrupt leadership, a volatile economy directly impacted by its own created as well as global instabilities as well as a culture that is very different from those of the communities in which organizational identity has traditionally been studied. To accomplish the goals of this study, an inductive analysis is conducted using ethnographic observation, document analysis and grounded theory interviewing. This method is deemed most appropriate as this is an exploratory study to find what organizational identity may look like in Nigeria. Findings provide that while the conceptualization of organizational identity in the literature hold true, the environment greatly affects organizational identity. The founder of Feed Me Ventures Limited had developed organizational identity in direct opposition to societal values thereby emphasizing the distinctiveness dimension of organizational identity more than would normally be expected. Also, there is an adaptational dimension to organizational identity at Feed Me Ventures Limited which allows it to adapt to different needs in the environment in order to survive and retain its core identity. This is similar to adaptive instability which is already established in the literature except that at Feed Me Ventures Limited, when new identity dimensions are adapted in reaction to the environment, these dimensions only serve to help the organization retain its core identity. Furthermore, the relationship between organizational identity claims and organizational identity understanding among organizational members revealed the existence of an organizational identity gap (OI gap). This refers to a situation where claims about “who we are” from senior management does not align with understanding of “who we are” by organizational members. Also interesting is that social constructionist views about organizational identity being developed through the interactions of organizational members is found to be true at Feed Me Ventures Limited where organizational members, in their social interactions, begin to form notions of “who we are” that are not derived from claims about “who we are” from management. This study concludes that it is important for organizational leaders to acknowledge environment variables, engage in organizational diagnosis to find OI gaps and consider further this concept of adaptation and how this might serve organizations in environments similar to Nigeria.

La construction identitaire d'une ONG par la communication : le cas de Médecins sans frontières

L’objet de ce mémoire est de s’interroger sur la co-construction et la négociation de l’identité organisationnelle par la parole dans les interactions quotidiennes. Cette étude a été menée sur une organisation du monde de l’humanitaire, Médecins Sans Frontières (MSF) et plus précisément sur une mission réalisée dans la région du Nord- Kivu en République Démocratique du Congo. Les données ont été collectées en employant la méthode du vidéo shadowing, encore appelée vidéo filature, une approche consistant à suivre et filmer des acteurs dans leurs interactions du quotidien, et particulièrement, dans notre cas, le chef de mission. La méthodologie utilisée pour analyser les enregistrements vidéo a, par la suite, été inspirée de l’analyse de conversation et de l’ethnométhodologie. Les concepts phares sur lesquels se base cette recherche sont la « ventriloquie » et la « présentification », deux concepts en communication organisationnelle développés par François Cooren de l’École de Montréal. Plus précisément, nous nous sommes attachés à montrer comment les acteurs de MSF cultivent l’identité et l’image de leur organisation à travers des « conversations identitaires». Nous avons ainsi pu observer et analyser comment les acteurs de l’organisation agissent par le biais de la parole pour construire et établir l’identité de leur organisation, et à travers cela, leur propre identité. / The purpose of this thesis is to examine the co-construction and the negotiation of organizational identity through speech in everyday interactions. This study focused on a humanitarian organization, Médecins Sans Frontières (MSF), and more specifically on a mission carried out in the North-Kivu in the Democratic Republic of Congo. Data were collected by using shadowing, that is, by filming MSF actors in their daily interactions, particularly in our case, a head of mission. These data were analyzed, in turn, by using conversation analysis. The methodology used to analyze the video recordings was inspired by conversation analysis and ethnomethodology. The key concepts of this research are « ventriloquism » and « presentification », both developed by François Cooren of the Montreal School of Organizational Communication. Specifically, our analyses show how MSF actors cultivate the identity and image of their organization through « identity conversations ». In other words, it is through these conversations that MSF actors construct and establish the identity of their organization, as well as their own identity.

Les dynamiques de l'identité organisationnelle dans un contexte coopératif : le cas de deux coopératives industrielles appartenant au Groupe Mondragon / The dynamics of organizational identity in a cooperative context : the Mondragon case

Le travail de terrain s'est réalisé au cours de ces quinzes dernières années au sein du Groupe Mondragon au Pays basque espagnol, groupe qui constitue actuellement le plus grand réseau mondial d'entreprises coopératives. Ce groupe détient en plus deux particularités majeures. L'une étant de posséder un grand échantillon d'entreprises coopératives industrielles en concurrence à l'échelle mondiale avec de grandes multinationales. L'autre étant celle d'être constitué d'une très grande majorité d'entreprises coopératives aux mains de leurs travailleurs. Ce qu'on appelle couramment l'Expérience Coopérative de Mondragon est reconnue comme étant une expérience unique de plus de soixante ans d'existence. Notre question de recherche: Comment évolue dans un contexte actuel l'identité organisationnelle au sein du Groupe Mondragon?, est issue d'une problématique issue du terrain. Et c'est à partir d'une recherche-intervention sur deux cas d'entreprises coopératives industrielles que nous avons été amené à réfléchir sur l'évolution de l'identité organisationnelle au sein de ces deux coopératives et de là-même au sein du Groupe Mondragon dans son ensemble. / The field work has been carried out over the past fifteen years within the Mondragon Group in the Spanish Basque Country. Which is currently the world's largest network of cooperative enterprises. This group has also two major characteristics. One is to have a large sample of industrial cooperative enterprises competing globally with large multinationals. The other is that it consists of a very large majority of cooperative enterprises in the hands of their workers. What is commonly known as Mondragon Cooperative Experience is recognized as an unique experience of more than sixty years of existence. Our research question: How is the organizational identity evolving within the Mondragon Group in a current context?, is the result of a field issue. And it is on the basis of an intervention research on two cases of industrial cooperative enterprises that we were led to reflect on the evolution of the organizational identity within these two cooperatives and from there within the Mondragon Group as a whole. This consideration of the evolution of the organizational identity leads not only to consider the strategic directions chosen by the Group Mondragon but also the implemented policies of leadership and coaching to encourage the identification of the co-workers of Mondragon within their cooperatives. In this work, the researcher adopted a constructivist epistemology. He conducted a broad review of the literature on organizational identity in particular and its extensive nomological network.

Who are we and what do we measure? : A case study of the dynamic relationship between performance measurement and organizational identity

Performance measurements have been described as a tool by which management can communicate expected standards of behavior as well as a shared meaning among members regarding the intended direction of the firm. In parallel, the organizational identity field relies on the premise that members can answer the question “who are we as an organization?” through a sense of shared understanding. The purpose of this paper is to investigate the implications a performance measurement system has on the employees’ perception of “who we are“, related to the theoretical framework of organizational identity. This paper utilizes a qualitative research method, a case-based approach of a Swedish life science company which is conducted in an exploratory manner. The case company is chosen due to its contextual setting regarding the newly implemented performance measurement system, along with the inherent characteristics of the industry in general, which is typically considered to be incongruent with such quantitative measurements. The empirical data is collected through eight interviews with members from the chosen case company, as well as through internal documents describing its performance measurement system. The authors propose a revised theoretical framework in which performance measurements and organizational identity are investigated through a conceptual model which explores their dynamic relationship. The findings reinforce well-known ideas of performance measurements and organizational identity, along with providing new insights on the dynamics between them. Trata-se de uma pesquisa qualitativa que descreve os processos identitários da organização por um olhar interpretativista, pelo entendimento das relações simbólicas que permeiam essa organização, observados em discursos dos sujeitos. Para coleta dos dados foram utilizadas pesquisa documental e entrevistas semiestruturadas individuais. As entrevistas foram realizadas com cinco sujeitos da organização nos meses de setembro e outubro de 2014. O método de análise foi a Análise de Conteúdo (KRIPPENDORFF, 1990) que busca investigar dados textuais através de técnicas que permitam compreendê-los com seus significados, referências, valorações e intenções. Pretendeu-se contribuir, com esse estudo, para a compreensão da identidade organizacional, em uma organização pública, no contexto da defesa sanitária e inspeção agropecuária. Os resultados permitiram identificar o Idaf como único e distinto de outras organizações e como essa identificação está relacionada às transformações do contexto agropecuário.
