The relation between career anchors, occupational types and job satisfaction of midcareer employees

The study was designed to provide further empirical data on the career anchor construct. An individual in todays times is likely to make more than one career choice. If the career anchor construct can be used to accurately predict a person environment fit, the construct could prove useful as a diagnostic tool for midcareer individuals. In the study, 300 midcareer employees (managerial and non-managerial) completed questionnaires etermining their dominant career anchor, domi.nant perception of occupational type and levels of general, intrinsic and extrinsic job satisfaction. Specific aims of the study were, firstly, to determine whether in midcareer there is a relation between career anchor and occupational type (For the purposes of the study, occupational type was measured in terms of the individuals perception of the main aspect that dominates his occupation) and secondly, to determine whether there is a difference in general, intrinsic and extrinsic job satisfaction between midcareer employees with a fit between career anchor and occupational type and midcareer employees with no such fit. Results of the study indicated a significant relation between career anchor and occupational type for the total sample as well as for the managerial and the non-managerial groups, for almost all of the eight career anchors. A significantly higher level of general and intrinsic job satisfaction was found for the fit group than for the non-fit group, however no such difference was found in extrinsic job satisfaction. No significant differences were found between the managerial and non­ managerial groups. On the basis of the results the conclusion can be made that the career anchor construct can be used effectively to assist midcareer managers and non-managers to make career choices. 傳統認為工作壓力(job stress)與張力(strains)的關係為正相關,但French等人以工作環境資源與個人需求之差距以及工作環境要求與個人能力之差距來定義工作壓力,認為在資源愈小於需求或能力愈小於要求的情形下,個人的張力會愈小,當資源愈接近需求以及能力愈接近要求時,個人的張力會逐漸減小,而在資源大於需求或能力大於要求的情形下,個人的張力會逐漸增加、減小、或維持不變,因此個人─環境契合與張力之間的關係會有三種型態,分別為U型、線性、以及不對稱型。本研究主要的目的即是要檢驗不同的工作壓力源所造成的工作壓力與不同的張力之間的關係型態為何,並探討從契合理論來測量工作壓力的優、缺點。此外,由於傳統上研究工作壓力,多針對特殊職業團體來加以探討,為了使研究結果能做不同職業團體間的比較,因此本研究主要針對一般在職工作者來探討其工作壓力現象。 本研究採用調查法研究,以便利取樣方式收集資料,回收的有效問卷一共799份。所使用的測量工具包括:自編的工作壓力量表,身心健康量表,以及職業倦怠量表。資料分析方法包括相關法以及迴歸分析。所使用統計分析軟體則為視窗版的SPSS。 研究結果發現,一般在職工作者的主要壓力來源主包括:「重用與認同」、「工作複雜度」、「角色明確度」、「工作負荷」與「時間負荷」。而以契合理論的概念來測量上述工作壓力,的確發現工作壓力與張力之關係會因二者向度的不同而有不同的關係型態。概括來說,「重用與認同」、「工作複雜度」與身心健康、職業倦怠的關係主要為U型,「角色明確度」與身心健康的關係為U型,而與職業倦怠的關係為不對稱型,「工作負荷」與大部分身心健康指標以及職業倦怠指標的關係為不對稱型,與少部分身心健康指標以及職業倦怠指標的關係為線性,時間負荷與身心健康以及大部分職業倦怠指標的關係為不對稱型,與少部分職業倦怠指標的關係為U型。 最後研究者根據研究所得的結果,討論其意義,並說明本研究的限制,以及對未來研究方向的建議。

The relationship between occupational stress and locus of control among nurses

The objective of this study was to explore the relationship between occupational stress and locus of control, to analyse and investigate the nature of nurses’ work and to determine the sources of stress and how they influence the nurses’ work environment and personal lives. The Work and Life Circumstances Questionnaire (WLQ) and Rotter’s 23-item scale were applied in a probability, simple random sample consisting of 302 South African nursing students and nurses currently employed in the private and public healthcare sector. Significant relationships were observed between the variables. Supporting evidence indicates that there is a negative correlation between occupational stress and locus of control. The results further indicate significant differences among the different locus of control orientations and the participants perceived level of stress; as well as a difference in the correlations between occupational stress and demographics such as marital status, working time and occupational level. Finally, the researcher was able to determine which stressors cause the highest level of stress among the participants. The findings should contribute valuable new information to the employee well-being literature and human resource management practices relating to employee assistance programmes, employee well-being and the retention of staff, especially in the healthcare sector. The influence of person-environment fit, person-organisation fit and person-job fit on career satisfaction and intention to leave among university academics

(Department of Human Resource Management, Faculty of Management Sciences), Vaal University of Technology. / The face of South African (SA) universities’ academic environment has changed over the past decade, primarily propelled by transformation issues, new policies and practices, which also required academics to have certain skills and attributes. Recruiting and retaining key academics in the public higher education (HE) are not once-off events; they are ongoing processes that involve analysing the needs, culture and practices of the organisation and identifying individuals whose skills and personalities better meet those organisational needs. Given the rapid restructuring and transformation of SA public HE, recruiting and retaining of essential talent has been a huge challenge experienced by higher education institutions (HEIs). Research relating to how HEIs could better attract and retain key talent has, however, been scarce; as such, this study aims to fill the existing gap in the literature. Against this background, this study aimed at exploring the influence of person-environment fit (PEF), person-organisation fit (POF) and person-job fit (PJF) on career satisfaction (CS) and the influence of CS on intention to leave (ITL) among university academics. Embedded within a positivist paradigm, the study followed a quantitative research approach. A structured questionnaire was used to measure study constructs. In addition to the soliciting information on the demographic variables, respondents were requested to complete five different measuring scales, namely the general environment fit scale (GEFS), organisational culture profile (OCP), the knowledge, skills and ability profile (KSAP), the career satisfaction scale (CSS) and the intention to leave scale (ITLS). A total of 550 questionnaires were distributed to the identified sample of university academics and from that distribution only 202 questionnaires were used for data analysis. Descriptive statistics techniques as well as correlation and regression analysis were used to evaluate academics’ perceptions and relationships between study constructs. Findings revealed the existence of strong positive associations between the three fit constructs and CS and a negative association between CS and ITL. The findings also propose that the HEI could use fit dimensions to increase the level of academics’ CS and reduce their proclivity to leave the HEI. Academics’ CS can be enhanced by the implementation of a career advancement policy that will ensure that academics are provided with fair and equal training and development opportunities and are promoted based on their individual performances. To constantly reduce the propensity to leave the institution, the HEI could continuously satisfy career goals of academics through the provision of career progression opportunities.

Understanding Knowledge Sharing Motivation in the Public Sector: Application of Self-Determination and Person-Environment Fit Theories

Knowledge has been recognized as an important resource that should be carefully managed in order to enhance organizational competitiveness. Therefore, it is important to manage knowledge resources that have been learned and stored in organizations. Several scholars in the public administration literature have examined whether public service motivation (PSM) can help employees share their knowledge in ways that contribute to the effective functioning of public organizations. However, the mechanisms by which PSM influences individuals’ propensity to share knowledge have not been clarified by past research. Against this background, at first, this study contributes to understanding the relationship between PSM and knowledge sharing by applying self-determination theory with a logical insight of the intrinsic knowledge sharing motivation process. This study also examined that relationship by testing three competing psychological mechanisms based on person-environment (P-E) fit theory: (1) person-group (P-G) fit, (2) person-job (P-J) fit, and (3) person-supervisor (P-S) fit. The research questions for this study are as follows: Do individuals with higher levels of PSM have a higher propensity toward knowledge sharing? Does the congruence between employees and their work environment increase employees’ knowledge sharing behavior? Do PSM-driven employees have higher willingness to fit in the work environment? Does P-E fit theory help explain the causal relationship between PSM and knowledge sharing? Based on primary data of 1,094 occupationally diverse employees working in 33 local governments in South Korea, the current study found that caution should be exercised when making claims regarding the effects of PSM on individuals’ propensity to share knowledge and that greater emphasis should be placed on ways public sector organizations can foster P-G fit and P-J fit. However, this study also found that the relationship between PSM and knowledge sharing is not mediated by the extent to which employees perceive that their values are congruent with those of their supervisors. Development of an integrated career anchor preferences, career interests and abilities measure for career path congruence

Translated titles in Afrikaans and isiZulu supplied. / The research focused on individual–organisational career path congruence and the development of an integrated measure (I-PIA-M) constituting individual variables (i.e. career anchor preferences, career interests and abilities) which are recognised as influencing individuals’ perceptions of fit with the organisation. The research adopted a mixed-methods approach: (1) principles and constructs of person–environment (P-E) fit were applied, both to develop the I-PIA-M and empirically test the measure for reliability and validity; and (2) a qualitative study (career intervention) was conducted in which the empirically tested measure was applied in a career counselling context, to assess and guide career path congruence in an authentic work setting. The quantitative study involved a randomly selected sample (N = 270) of predominantly working adults in the economic and management sciences fields. The qualitative study involved five respondents in a career construction interview, along with the administration of the empirically tested I-PIA-M measure. Exploratory factor analysis and confirmatory factor analysis confirmed the multi-dimensionality of the I-PIA-M, and the reliability and construct validity of the scale. The results showed that race and gender significantly explain individuals’ self-perceived career anchor preferences and career interests, but not their self-perceived abilities. Age did not significantly explain individuals’ self-perceived career anchor preferences, career interests or abilities. The qualitative study corroborated the multi-directionality of individuals’ career paths and the notion of guiding person–organisation career path congruence by means of the I-PIA-M. The research contributed to career psychology and career counselling practice through the empirical testing and application of the I-PIA-M in the contemporary work context. Various limitations and recommendations for further research were also highlighted in this thesis. / Die navorsing het gefokus op individuele-organisatoriese-loopbaankongruensie en die ontwikkeling van 'n geïntegreerde maatstaf (I-PIA-M) bestaande uit individuele veranderlikes (bv loopbaanankervoorkeure, loopbaanbelangstellings en vermoëns) wat erken word as faktore wat individue se persepsies van passing met die organisasie beïnvloed. Die navorsing het 'n gemengdemetode-benadering gevolg: (1) beginsels en konstrukte van persoon-omgewing is toegepas om sowel die I-PIA-M te ontwikkel en die maatstaf empiries vir betroubaarheid en geldigheid te toets; en (2) 'n kwalitatiewe studie (loopbaanintervensie) is onderneem waarin die empiries getoetsde maatstaf in 'n loopbaanberadingskonteks gebruik is om die loopbaanpadkongruensie in 'n outentieke werksituasie te evalueer en te lei.
