Recent research suggests that democratising the workplace is an effective way of improving productivity and wellbeing. But few studies have focussed on how to democratise the workplace. This study aims to explore how organisations can democratise the workplace via employee reward strategy, and how this impacts productivity and wellbeing. I hypothesised that a ‘high road strategy’ to employee reward – maximising value rather than minimising cost – would be the most effective way of improving workplace productivity and wellbeing. I also hypothesised that reward strategies in the Nordic countries, which tend to resemble a high road strategy, would be more effective than reward strategies in the UK. I used quantitative analyses on the European Company Survey 2019 data set, exploring different components of a high road reward strategy as predictors of productivity and wellbeing. My results suggested that a high road strategy to employee reward does improve workplace productivity and wellbeing. The strategy consists of maximising employee representative influence (via frequent meetings with management) and reward system comprehensiveness (via emphasis on pay based on company performance); it does not require broad collective bargaining coverage. Nordic reward strategies were more effective than UK strategies: perhaps due to Nordic two-tier bargaining systems facilitating employee representative influence and an emphasis on pay based on company performance. Future research should explore other ways of maximising employee representative influence, as well as other components of a high road reward strategy.

Belöning och erkännande är två fenomen som sägs öka medarbetares motivationsfaktorer för att nå en ökad arbetstillfredsställelse hos dem. Dessa fenomen är omdiskuterade ämnen i dagens samhälle då organisationer förser sina medarbetare med detta på olika sätt, eller i vissa fall inte alls. Vårt syfte med studien var att undersöka relationen mellan fenomenen belöning och erkännande med medarbetares arbetstillfredsställelse. Vi har genomfört åtta stycken semistrukturerade intervjuer med medarbetare i olika organisationer, i olika åldrar samt vid olika befattningar. I den teoretiska referensramen presenteras relevant och aktuell forskning samt teorier som behandlar arbetstillfredsställelse, motivationsfaktorer, belöning samt erkännande. Vårt syfte för att få fram underlag till denna studie framställdes genom att studera den forskning samt de teorier som framgår i den teoretiska referensramen som genomförts inom detta ämnesområde. Diskussionsavsnittet innehåller de upplevelser och tolkningar som vi erhållit efter att ha analyserat den teoretiska referensramen tillsammans med insamlad empiri i undersökningen. Resultatet av vår studie visar att respondenterna hellre erhöll erkännande än belöning. Vår slutsats av denna studie är att fenomenen belöning och erkännande tolkas ur olika perspektiv. Det är vår upplevelse att detta sker eftersom varje individ är unik och eftersträvar olika typer av belöningar och erkännande. På grund av de individuella omständigheterna innebär ämnesområdet, enligt oss, en enorm komplexitet. Vi vill påpeka att en större studie angående belöning och erkännande skulle vara en fördelaktig aspekt att genomföra. Vi menar attmed fler respondenter och att bland annat undersöka skillnaderna när det kommer till belöning och erkännande i offentlig samt privat sektor hade varit av intresse enligt oss. / Reward and recognition are two phenomena that are said to increase employees' motivational factors in order to achieve increased job satisfaction. These phenomena are controversial topics in today's society as organizations provide their employees with this in different ways, or in some cases not at all. Our purpose with this study was to investigate what significance the phenomena of reward and recognition have to employees' job satisfaction. We have conducted eight semi-structured interviews with employees in different organizations, at different ages and in different positions. The theoretical frame of reference presents relevant and updated research as well as theories that deal with job satisfaction, motivational factors, reward and recognition. Our question in order to obtain a basis for this study has been presented by studying the research and the theories that appear in the theoretical frame of reference that has been carried out in this subject area. The discussion section contains the experiences and interpretations we obtained after analyzing the theoretical frame of reference together with the collected empirical data in the study. The result of our study shows that the respondents rather receive recognition than reward. Our conclusion from this study is that the phenomena of reward and recognition are interpreted from different perspectives. It is our experience that this happens because each individual is unique and also strives for different types of rewards and recognition. This is done to increase the individuals' motivational factors so that they can obtain job satisfaction. Due to the individual circumstances in the chosen area, in our opinion, entails an enormous complexity. We would like to point out that a larger study regarding recognition and reward would be a beneficial aspect to conduct. We mean, that with more respondents and to, for example, examine the differences when it comes to reward and recognition in the public and private sector would have been of interest in our opinion.

Studiens syfte var att fördjupa förståelsen gällande uppskattning i arbetslivet. Uppskattning är ett aktuellt ämne som ofta lyfts i media och det är intressant att se till de effekterna som uppskattning kan ge. För att fördjupa förståelsen kring ämnet så undersöktes det hur chefer och medarbetare upplevde uppskattning, vilka positiva och negativa associationer det fanns kopplade till uppskattning samt om det fanns ett samförstånd eller en dissonans i upplevelsen av uppskattning mellan chefer och medarbetare. Studien är genomförd med ett perspektiv på både chefer och medarbetares upplevelse av uppskattning och båda grupperna kan dra nytta av undersökningens resultat. Den teoretiska referensramen som består av tolkningar av uppskattningsbegreppet, belöningssystemen och det psykologiska kontraktet ligger till grund för analysen av det empiriska materialet. Det empiriska materialet samlades in genom 11 intervjuer med både chefer och anställda inom kommun- och restaurangbranschen. Resultatet visar på att den verbala uppskattningen är den viktigaste formen av uppskattning för båda grupperna. Det fanns vissa skillnader mellan grupperna och det återfanns både en samstämmighet och en dissonans i den upplevda uppskattningen på arbetsplatserna. Överlag var uppfattningen kring uppskattning positiv. / The purpose of the study was to deepen the understanding of appreciation in working life. Appreciation is a current topic that is often raised in the media and it is interesting to see the effects that appreciation can give. To deepen the understanding of the subject, it was investigated how managers and employees experienced appreciation, what positive and negative associations there were linked to appreciation and whether there was a consensus or a dissonance in the experience of appreciation between managers and employees. The study was conducted with a perspective on both managers and employees experience of appreciation and both groups can benefit from the study’s results. The theoretical frame of reference, which consists of interpretations of the concept of appreciation, the reward systems and the psychological contract, forms the basis for the analysis of the empirical material. The empirical material was collected through 11 interviews with both managers and employees in the municipal and restaurant industry. The results show that verbal appreciation is the most important form of appreciation for both groups. There were some differences between the groups and there was both a consensus and a dissonance in the perceived appreciation in the workplaces. Overall, the perception of appreciation was positive.

The aim of this thesis is to uncover possible weaknesses in the company's motivation system and propose recommendations to improve the current situation. In the first part I combine theoretical knowledge concerning the issue of motivation, evaluation and rewarding of employees. In the second part I introduce the company, analyze the present system of motivation, evaluation and rewarding employees that the company uses and perform questionnaire survey. From the survey results, along with theoretical knowledge I will point out any shortcomings or errors and suggest recommendations that will contribute to improving the current situation.
