[pt] Esta tese propõe um modelo teórico que integra e associa as perspectivas transformacional, transacional (BASS, 1985), instrumental (ANTONAKIS e HOUSE, 2014) e empoderadora (PEARCE e SIMS, 2002) da liderança com a geração de capacidades dinâmicas e obtenção de vantagem competitiva em equipes de projeto. Com base em teorias de motivação e sua articulação teórica com as perspectivas de liderança, foi proposto um modelo hierárquico onde comportamentos de liderança ressaltados nas perspectivas estudadas são propostos como ações complementares associadas mecanismos de motivação intrínsecos e extrínsecos para formar competências globais de liderança, e por via dessas competências influenciarem o desempenho de equipes. O estudo também propõe uma associação entre as competências de liderança do gerente de projeto e as capacidades dinâmicas da equipe, assim como das capacidades com o desempenho das equipes. O modelo conceitual foi testado estatisticamente em 50 equipes de consultoria que atuam em projetos da empresa Elogroup, e avaliado através da modelagem estrutural baseada em mínimos quadrados parciais (PLS) e de técnicas de bootstrapping para calcular a significância dos efeitos estimados. Verificou-se os efeitos positivos das competências de liderança abordadas por este estudo no desempenho de equipes de consultoria, avaliado em termos da satisfação de clientes e da capacidade das equipes de criarem novos projetos junto a um mesmo cliente, mas não no lucro bruto obtido nos projetos. Os resultados da análise não mostraram qualquer efeito estatisticamente significante dos comportamentos de liderança transformacional, transacional, instrumental e empoderadora nas capacidades dinâmicas das equipes. / [en] This thesis proposes a theoretical model that articulates the conceptual connections between the transformational, transactional (BASS, 1985), instrumental (ANTONAKIS and HOUSE, 2014) and empowering (PEARCE and SIMS, 2002) perspectives of leadership in generating dynamic capacities and obtaining competitive advantage in project teams. Based on theories of motivation and its theoretical articulation with the perspectives of leadership, a hierarchical model was proposed where leadership behaviors highlighted in the studied perspectives are presented as complementary actions associated to intrinsic and extrinsic motivation mechanisms to form global leadership competencies, and via these competencies influence the performance of project teams. The study also proposes an association between the leadership competencies of the project manager and the team dynamic capabilities, as well as these capabilities with the performance of the teams. The conceptual model was statistically tested in 50 project teams from Elogroup consulting company, evaluated using structural modelling based on partial least squares (PLS) and bootstrapping techniques to calculate the significance of the estimated effects. The positive effects of the leadership skills addressed by this study were verified on the performance of consulting teams, evaluated in terms of client satisfaction and the team s ability to create new projects with the same client, but not on the gross profit of the projects. The results of the analysis did not show any statistically significant effect of transformational, transactional, instrumental and empowering leadership behaviors on the dynamic capabilities of the teams.

[pt] Esta pesquisa é um convite a um caminhar partilhado tendo como roteiro á obra de Thomas Ogden. Ao longo deste percurso, travaremos diálogo com Psicanálise através de Bion e Winnicott, e com a literatura através de Frost e Borges. Com Bion, podemos dizer que a experiência de leitura instrumentaliza o aparelho de pensar com novas formas que são o resultado da interseção entre as formas de pensar do autor e as do leitor. a partir de Winnnicott, concebemos que o contato profundo com o outro, no caso desta pesquisa representado pela experiência de uma obra literária, vai ao encontro imediato do verdadeiro Self. Passeando pela biblioteca de Borges, observamos a maneira comoa língua trabalha na cosntrução de verdades subjetivas exemplificadas em suas ficções, que abrem portais imaginários ao leitor para uma experiência verdadeira. Em Frost, sublinhamos algumas expressões - como Sobressons, sons vivos do discurso, o som do sentido, pescando palavras - que contribuem para importante ideia da voz do outro que nos constitue. Compreendedno o corpo como Locus da experiência e a voz como contorno psíquico, experienciamos devaneios poéticos que apontam para a ideia de que a verdade é sempre uma construção que tem como referência as experiências do criador e do observador, no caso da literatura, o escritor e o leitor. / [en] This reaserch is an invitation to a shared walk through the work of Thomas Ogden. Along this course, we will engage in a dialogue with Psychoanalysis through Bion and Winnicott, and with Literature through Forst and Borges. Following Bion, we may say that the experience of reading instrumentalizes the apparatus for thinking with new forms wich are the result of the intersection between the ways of thinking of the author and the reader. Following Winnicott, we conceive that the deep contact with the other, wich, in the case of this research, represents the experience of reading a literary work, leads immediately towards the true self. Strolling through the Library of Borges, we observe the way language works in building subjective truths, wich, exemplified in his fictions, open to the reader imaginary portls towards a true experience. In forst, we underline certain expressions - such as oversounds, sounds of living speech, the sound fo sense, fecthing words - wich contribute to the important conception of the voice of the other that constitute us. Understanding the body as the locus of the experience poetic reveries wich point to the idea that truth is always construct , referenced in the experience of the creator and the observer or, in the case of literature, the reader and the writer.

A liderança do docente como elo integrador no processo ensino-aprendizagem baseado em problemas (Problem-Based Learning) em ambientes híbridos na engenharia / The teacher leadership and the Problem-Based Learning (PBL): an inseparable link in hybrid learning environments in engineering

Muitas instituições de ensino superior (IES) buscam novas formas de aperfeiçoarem o processo ensino-aprendizagem visando adequarem as aulas tradicionais às tecnologias emergentes advindas da Web 2.0, como as mídias sociais. Nesse processo de reinvenção, o docente deve capacitar-se a ministrar aulas não apenas com o intuito de disseminar conhecimentos tácitos e explícitos, mas também de liderar os estudantes na sala de aula presencial e nos ambientes virtuais de aprendizagem, conduzindo-os a superarem suas expectativas quanto ao aprendizado. Analisando perfis de liderança existentes, a presente dissertação, focada em um Estudo de Caso, busca identificar qual o perfil ideal de liderança do docente em ambientes híbridos, utilizando-se para tal do Índice de Satisfação de Grupo, análise de gráficos e do discurso dos estudantes. O método de ensino adotado pelo docente foi o PBL (Problem Based Learning), dando-se ênfase ao desenvolvimento do pensamento critico. A pesquisa realizou-se junto a disciplinas do Departamento de Engenharia de Produção da EESC-USP, onde estudantes de graduação e pós-graduação foram desafiados pelo método PBL a pensarem de forma crítica na construção do próprio conhecimento. Os resultados obtidos por meio de questionários aplicados ao final dos semestres de 2011 e 2012 mostram que a liderança Laissez-faire não é indicada na fase de implantação do PBL, necessitando maior interferência do docente para a quebra do paradigma entre o modelo de ensino tradicional e o novo. Conclui-se que a conexão entre o processo ensino-aprendizagem tradicional e o novo possa ser feita por meio da liderança situacional, alternando a liderança transformacional e a transacional de acordo com o contexto, excluindo-se a Laissez-faire. / Many institutions have developed new ways to improve the teaching-learning process, trying to adequate the classes to the emerging new technologies based on Web 2.0, as in the case of social media. In this re-inventing process teachers must have the leadership skills both in classrooms and virtual learning environments, allowing the students to overcome their expectations of the learning process. This dissertation is focused on a case study that seeks to identify what is the ideal leadership profile into hybrid environments, using a group satisfaction index, graphical analysis and student speeching skills. The teaching methodology used by the teacher was the PBL (Problem-Based Learning) that emphasizes the critical mindset. The research was carried out during the disciplines into the Manufacturing Engineering graduation and post-graduation program of Universidade de São Paulo (USP) EESC department. The students were challenged by the PBL methodology to think about the best way to build their own know how. The data obtained with the application of questionaries in the 2011 and 2012 semesters showed that the \"Laissez-Faire\" leadership is not recommended during the PBL methodology implementation, requiring more interferences and attention from the teacher to break the paradigm of the traditional teaching models. The conclusion is that the connection between the traditional and the new teaching-learning processes can be built using situational leadership, alternating between transformational leadership and transactional models, contextually, excluding the Laissez-faire.

Nessa perspectiva, a liderança tem um papel fundamental por ser capaz de mobilizar e orientar a força de trabalho para o cumprimento das metas organizacionais, uma vez que o líder pode influenciar positivamente e inspirar pessoas a dar o melhor de si em benefício da organização. O engajamento, a motivação e a cooperação que propiciam essa entrega pessoal ocorrem a partir da percepção dos liderados a respeito do comportamento do líder exemplar, o que remete à construção de vínculos de confiança. Em função disso, este trabalho teve como objetivo identificar o estilo de liderança prevalecente em uma unidade de uma instituição financeira, bem como avaliar se este estilo propicia a construção de relações de confiança entre líder e liderados. Para tanto, inicialmente foi realizado um levantamento bibliográfico sobre os temas liderança e confiança. Na sequência, foram aplicados os questionários Multifactor Leadership Questionnaire (MLQ) e Behavioral Trust Inventory (BTI) e realizadas entrevistas, a fim de obter os dados para análise. Como resultado da pesquisa concluiu-se que prevalece na unidade estudada um estilo com traços da liderança transformacional e da liderança transacional recompensa contingente. Ficou evidenciado que esse estilo de liderança constrói vínculos de confiança mútua, demonstrando que as ações do líder fomentam o reconhecimento de sua credibilidade e auxiliam na solução de dilemas de gestão, possibilitando a cooperação espontânea para o alcance dos objetivos estratégicos da instituição. / Factors as turbulence in global markets, increased competition, speed of change, complexity and uncertainty of the political, economic and social scenario bring endless challenges for organizations that seek to respond to these dynamic movements with the necessary speed in order to gain competitive advantage and ensure business sustainability. From this perspective, the leadership has a key role to be able to mobilize and guide the workforce to meet the organizational goals, once the leader can positively influence and inspire people to give their best for the organization’s benefits. Engagement, motivation and cooperation that provide this personal delivery occur from the perception of followers about exemplary leader's behavior, which refers to building trust bonds. As a result, this study aimed to identify the prevalent leadership style in a unit of a financial institution and to assess whether this style provides trust between leader and followers. Thus, it was initially performed a literature review on leadership and trust. Then, the Multifactor Leadership Questionnaire (MLQ) and Behavioral Trust Inventory (BTI) were applied and interviews were performed in order to get the data for analysis. As a result of research, it was concluded that the style with traces of transformational leadership and transactional contingent reward leadership was prevailed in the unit studied. It was evident that this leadership style builds mutual trust bonds, showing that the actions of the leader encourage the recognition of his credibility and help solving management dilemmas, allowing the spontaneous cooperation to achieve the strategic objectives of the institution.

The purpose of this study is to examine the cross-cultural endorsement of paternalistic leadership, an emerging non-western leadership theory, using data from GLOBE project. Using multigroup confirmatory factor analyses we found measurement equivalence of a scale derived from GLOBE’s data, which enabled us to compare the endorsement of paternalistic leadership dimensions across 10 cultural clusters and 55 societies. Our study revealed that there are significant differences in the importance societies give to each dimension, suggesting that paternalism as leadership style is not universally nor homogeneously endorsed. Furthermore, results suggest that different patterns of endorsement of each of these dimensions give rise to idiosyncratic shades of paternalistic leadership across societies. Implications for theory and future research on international business are discussed. / Paternalistic leadership is a flourishing area in leadership literature, traditionally assumed to be culture bounded. However, empirical evidences have suggested that rather than national cultures, the conditions under which paternalistic leaders are effective can be related to the fit between the style of a leader and that of his or her followers. In the present research, we focus on paternalistic leadership and contrast it with empowering leadership, as two opposite ways on how leaders influence followers, to explore the individual conditions under which both styles can be effective. Adopting a follower-centered approach, we base our arguments on person-supervisor (P-S) fit theory and regulatory focus theory to propose that leadership effectiveness may be contingent to followers’ own values and motivational needs. We expected paternalistic leadership behaviors (e.g, authority, benevolence, support) to supply motivational needs for predominantly prevention-focused followers, and empowering leadership behaviors (e.g. empowerment, encouragement and autonomy) to supply motivational needs for predominantly promotion-focused followers. Using data collected from two experimental studies and a business simulation, we found support for these ideas, showing that fit increased followers’ perception of attitudinal and behavioral outcomes, such as in-role and creative performance.

Liderazgo compartido en la toma de decisiones en la empresa corporativa

La presente investigación tiene el propósito de explicar si el liderazgo vertical y el liderazgo compartido coexisten en la empresa corporativa en la actualidad, puesto que, de acuerdo al contexto, puede predominar uno u otro liderazgo en el proceso de toma de decisiones. Para ello, se llevó a cabo un estudio cualitativo de treinta artículos científicos para analizar y diferenciar las posturas de los autores que han estudiado la evolución del liderazgo según el crecimiento de las organizaciones. El desarrollo de la investigación, principalmente comprende: la evolución y conceptualización de los liderazgos vertical y compartido; y el grado de su aplicación en las organizaciones según los enfoques mas relevantes. El tema del liderazgo compartido adquirió mayor importancia en los últimos veinte años, a raíz del cambio en las formas de conducción y gestión de las empresas. Tradicionalmente, el liderazgo vertical se define como un liderazgo jerárquico de arriba hacia abajo, donde el líder formal conduce al equipo. A diferencia de este, el liderazgo compartido surge entre los miembros del equipo, los cuales interiorizan la misión y visión de la organización y se apoyan para lograr el propósito común. Este liderazgo se consolida con la formación de organizaciones más horizontales. A partir de la investigación, se concluye que el uso del liderazgo vertical permite que el líder formal defina los objetivos de la organización y el diseño del equipo. Por su parte, el liderazgo compartido impulsa al equipo en el diseño de las estrategias, lo que le otorga una voz activa dentro de la toma de decisiones. Como una limitación a la presente investigación, no se ha explicado el desarrollo del liderazgo en las empresas de la región de Sudamérica, ya que, en la última década, están expandiéndose grupos empresariales locales hacia otros continentes. Así mismo, podría iniciarse estudios de otros tipos de liderazgo nacientes en esta región. La investigación tiene implicancias para las empresas actuales, puesto que va a contribuir en el conocimiento sobre los principales aspectos del liderazgo compartido y vertical. Asimismo, va a aportar en el análisis para la aplicación del tipo de liderazgo más conveniente de acuerdo al contexto y la futura implementación con el objeto de resultados sostenibles. / The present research aims to explain whether vertical leadership and shared leadership coexist in the corporate company today, since, according to the context, one or the other leadership may predominate in the decision-making process. To this end, a qualitative study of thirty scientific articles was carried out to analyze and differentiate the positions of the authors who have studied the evolution of leadership according to the growth of organizations. The development of the research mainly includes: the evolution and conceptualization of vertical and shared leadership; and the degree of its application in organizations according to the most relevant approaches. The issue of shared leadership has acquired greater importance in the last twenty years, as a result of the change in the ways of conducting and managing companies. Traditionally, vertical leadership is defined as top-down hierarchical leadership, where the formal leader leads the team. Unlike this, shared leadership arises among team members, who internalize the mission and vision of the organization and support each other to achieve the common purpose. This leadership is consolidated with the formation of more horizontal organizations. The research concludes that the use of vertical leadership allows the formal leader to define the goals of the organization and team design; and then shared leadership drives the team in the design of strategies by giving it an active voice in decision-making. As a limitation to this research, the development of leadership in companies in the South American region has not been explained, since in the last decade local business groups are expanding to other continents. Likewise, studies of other types of emerging leadership in this region could also be initiated. The research has implications for current companies, since it will contribute to the knowledge about the main aspects of shared and vertical leadership, as well as the analysis for the application of the most suitable type of leadership in its context and its future implementation with the object of sustainable results. / Trabajo de Suficiencia Profesional

Uno de los estilos de liderazgo que ha tomado relevancia en diferentes compañías a nivel mundial es el Liderazgo Transformacional, debido a que se asocia directamente con la efectividad en el liderazgo. Por esto, en esta investigación se busca ver si existe una influencia del Liderazgo Transformacional en el Desempeño Laboral de los colaboradores del sector bancario de Lima Centro. Para fines de estudio de esta investigación, el análisis se realizó con un estudio correlacional con una muestra final de 505 personas, de los cuatro bancos más grandes de Perú. Con la finalidad, de corroborar las hipótesis planteadas, se utilizó un análisis de datos con una regresión lineal simple para el objetivo general y secundarios. Los resultados finales demostraron que en definitiva existe una relación positiva entre el Liderazgo Transformacional y el Desempeño Laboral. Estos nuevos hallazgos son de importancia para el Sector Bancario, a fin de que puedan lograr un mejor rendimiento en sus trabajadores. / One of the leadership styles that has become relevant in different companies worldwide is transformational leadership, because it is directly associated with leadership effectiveness. For this reason, this research seeks to see if there is an influence of transformational leadership on the job performance of employees in the banking sector of Lima Centre. For the purpose of studying this research, the analysis was performed with a correlational study with a final sample of 505 people, from the four largest banks in Peru. In order to corroborate the hypotheses, a data analysis was used with a simple linear regression for the general objective and multiple linear regression for the secondary objectives. The final results showed that there is definitely a negative relationship between Transformational Leadership and Work Performance. These new findings are of importance to the Banking Sector, so that they can achieve better performance in their workers. / Tesis

El presente trabajo de investigación tiene como finalidad determinar el nivel de influencia del liderazgo transformacional en la toma de decisiones dentro de las comisarías de la Policía Nacional del Perú. De esta forma se delimitó geográficamente el distrito de San Juan de Lurigancho y se desarrolló toda la investigación en las áreas operativas de las comisarías. Se realizó una investigación no experimental de corte transaccional y transversal con un enfoque mixto; es decir, para la presente investigación no se manipularán las variables de investigación (X: Liderazgo transformacional / Y: Toma de Decisiones) y se recogió la información de un sólo periodo de tiempo, el año 2019. Se usaron herramientas cuantitativas y cualitativas con una muestra de once comisarías del distrito; 637 policías encuestados y once Comandantes y Mayores entrevistados. Los resultados de la investigación arrojan que sí influye el liderazgo transformacional en la toma de decisiones en los procesos operativos dentro de las comisarías de San Juan de Lurigancho en el año 2019. El análisis de las encuestas y los datos de las entrevistas rechazan la hipótesis nula planteada y permite confirmar el título de nuestra investigación. Por último, se sugiere realizar mayor seguimiento a los líderes de las comisarías, además de brindarles charlas de coaching de liderazgo, actitud y trabajo en equipo. / The purpose of this research work is to determine the level of influence of transformational leadership in decision making within the National Police of Perú police stations. In this way, the district of San Juan de Lurigancho was defined geographically and all the research was carried out in the operational areas of the police stations. A non-experimental transactional and cross-sectional investigation was conducted with a mixed approach; that is, for the present investigation the research variables will not be manipulated (X: Leadership / Y: Decision Making) and the information of a single period was collected, 2019. Quantitative and qualitative tools were used with a sample of eleven police stations district; 637 police officers surveyed, and eleven commanders and generals interviewed. The results of the research show that transformational leadership does influence decision-making in operational processes within the police stations of San Juan de Lurigancho in 2019. The analysis of the surveys and the data from the interviews reject the null hypothesis raised and allows us to confirm the title of our research. Finally, it is suggested that the leaders of the police stations be monitored further, in addition to giving them leadership, attitude and teamwork coaching talks. / Tesis
